The relationship of self-rated performance to pay level satisfaction, merit increase satisfaction, and instrumentality beliefs in a merit pay environment is investigated. Self-rated performance exhibited a significant negative relationship with all three variables beyond that accounted for by control variables. The Work Planning and Performance Review (WPPR) System, developed in a midwestern state as a basis for pay-for-performance decisions in the state government, is described. The WPPR's job relevance was evaluated in one state agency by comparing WPPR scores with scores on a behavioral checklist developed for that purpose. Supervisor and subordinate perceptions of the relevance of the two systems are described. Comparison and perception data indicate the WPPR lacks content validity. Probable impact on the merit pay system is discussed.  相似文献

This report is a presentation of a longitudinal research programme which was established at the Department of Psychology, Stockholm University, in 1965 under the title of Individual Development and Adjustment (IDA). It briefly summarizes the interactional theoretical background and presents sub-projects on (a) biological maturation and social development in girls, (b) educational and occupational careers of girls, (c) social development in boys, and (d) biological factors and antisocial behaviour in a developmental perspective. Methodological and ethical issues are discussed and the importance of longitudinal research for understanding the process of individual development is strongly emphasized.  相似文献

Based on terror management theory, we tested the idea that reminders of death strengthen justice sensitivity. In Study 1, we exposed participants to three different kinds of death‐related pictures (terrorism vs. natural disasters vs. graveyards) or neutral pictures. The results showed that death‐related visual material led to more justice sensitivity from three perspectives (victim, observer, and perpetrator) than neutral visual material. Likewise, Study 2 indicated that fake newspaper articles claiming that the likelihood of terrorism is very high (vs. low) strengthened these three justice sensitivity types. Theoretical and practical implications are discussed.  相似文献

How does the affective significance of emotional faces affect perceptual decisions? We manipulated affective significance by pairing 100% fearful faces with aversive electrical stimulation and hypothesized that increasing the significance of a stimulus via its prior history would lead to enhanced processing. After fear conditioning, participants viewed graded emotional faces that ranged from neutral to fearful. Faces were shown either in a color that was previously paired with shock or a color not paired with shock during conditioning. Increases in the frequency of "fearful" responses for faces shown in the shock-paired color were most robust for faces at intermediate intensity levels (40-60% fearful). Psychometric fits to the data revealed significant increased sensitivity for shock-paired relative to unpaired faces. Thus, despite identical physical features for shock-paired and unpaired stimuli (aside from the color, which was counterbalanced), more frequent (and faster) "fearful" responses were made when participants viewed affectively significant stimuli.  相似文献

An organizational field study (N = 257) investigated employees' acceptance of a new merit pay system as involving an assessment of whether merit pay can make their earnings more fair, compared to their earnings in the current, seniority-based pay system. We expected that improvement of unfair earnings, and consequently acceptance of merit pay, is considered likely when existing procedures that produce these earnings are unfair, because merit pay improves such procedures. We also expected improvement of unfair earnings, and increased merit pay acceptance, to be likely when employees anticipate fair performance evaluation in a new system, as indicated by fair interpersonal treatment by their supervisor. Results showed that procedural and interpersonal fairness in the existing pay system indeed moderated the relationship between fairness of current outcomes and merit pay acceptance as predicted. Implications for the introduction of merit pay in organizations and for our understanding of the different roles of procedural and interpersonal fairness in outcome evaluations are discussed.  相似文献

Two longitudinal attachment studies of families at social risk have now followed their cohorts of infants to late adolescence. Several key findings have emerged related to outcomes of interest to psychoanalysts. First, data from both studies indicate that disorganized attachment behaviors in infancy are important precursors of later dissociative symptomatology. Second, this early vulnerability is related to patterns of parent-infant affective communication, particularly quieter behaviors like emotional unavailability or role reversal, and does not appear to reside in the infant alone. Finally, the results suggest that the quality of the attachment relationship may in part account for why some people exposed to later trauma develop dissociative symptoms and others do not. To paraphrase Dori Laub (1993), the mother's seeing and not knowing in infancy may be a precondition of her child's knowing and not knowing in late adolescence. It remains unclear, however, whether the early relationship is predictive due primarily to the onset of an internal defensive process in infancy or whether its predictive power resides primarily in enduring patterns of parent-child dialogue that continually reinforce the child's segregated and contradictory mental contents.  相似文献

The authors used terror management theory to investigate people's reactions to the terrorist attacks of 09/11/01. According to the theory, people have a primary need to eliminate or reduce existential terror in response to such horrific events as 9/11. The authors obtained people's reactions to 9/11, an event in which the threat to one's existence was more authentic than those of previous events that were imagined. The authors of the present study collected data two weeks after 9/11 from young adults on a large university campus in the U.S. Midwest. The authors asked participants about their proximal and distal reactions to 9/11 and their reasons or motives for those reactions. The results indicated that the vast majority of participants' proximal reactions to 9/11 were shock and/or disbelief, whereas their distal reactions included performing altruistic or prosocial behavior, searching for meaning or value in life, seeking or sharing information, spending time in talking to others, and making bigoted remarks about Arab Muslims. The main finding was that interpersonal communication is an important means of eliminating or reducing existential terror.  相似文献

The authors developed and tested a longitudinal multilevel model of collective efficacy formation. In 50 self-managing student teams, they investigated the effects of individual-level and team-level factors on observed behaviors and the subsequent development of collective efficacy for mastering a complex team task. Self-efficacy for teamwork, task-relevant knowledge, and collective efficacy predicted individual teamwork behaviors (rated by peers). Aggregated measures of teamwork behavior were related to subsequent collective efficacy, which was significantly related to final team performance.  相似文献

This article presents an account of job discrimination according to which people redefine merit in a manner congenial to the idiosyncratic credentials of individual applicants from desired groups. In three studies, participants assigned male and female applicants to gender-stereotypical jobs. However, they did not view male and female applicants as having different strengths and weaknesses. Instead, they redefined the criteria for success at the job as requiring the specific credentials that a candidate of the desired gender happened to have. Commitment to hiring criteria prior to disclosure of the applicant's gender eliminated discrimination, suggesting that bias in the construction of hiring criteria plays a causal role in discrimination.  相似文献

Using signal detectability theory, an analysis was performed on some auditory frequency sensitivity data obtained in 1968 by Hutt et al. on human neonates. The d′-values over the frequencies from 70 Hz to 2kHz formed a significant cubic function. No state of arousal effects were found on sensitivity, as had been found in 1968. The β-values did not vary systematically with state, which suggests that levels of arousal should be studied separately. It is also suggested that the complex sensitivity found may provide a mechanism by which neonates may monitor their own vocalizations.  相似文献

In a replication of Wright, Taylor and Moghaddam (1990a), group openness (open/minimally open/closed) and individual ability (high/low) were manipulated. Participating in their regular class-groups, 114 male teenagers tried to gain access into a high status group. On their subsequent rejection, they indicated their endorsement of five behavioural options, ranging from acceptance to combinations of individual/collective and normative/nonnormative action alternatives. Overall, they preferred normative reactions, both collective and individual, to nonnormative ones. Nonnormative action, especially collective nonnormative action, was only favoured by talented subjects confronted with a completely closed high status group. These subjects were also the only ones who reported negative feelings both about their personal and about their group treatment. These results challenge previous findings and suggest a partial modification of the five-stage model. © 1998 John Wiley & Sons, Ltd.  相似文献

Learned helplessness theory predicts that animals exposed to inescapable shock acquire an expectancy of response-reinforcer independence, which proactively interferes with learning of response-reinforcer dependence. The theory also predicts that this expectancy can increase sensitivity to subsequent instances of response-reinforcer independence. These experiments test the latter prediction in a paradigm that minimizes the confounding effects of shock-induced activity deficits. Rats were trained to respond for food, then given either escapable, inescapable, or no shock. Subsequently, they received two sessions of response-contingent food followed by sessions of noncontingent food deliveries. During this phase, inescapably shocked animals decreased responding faster than did controls. Experiment 2 replicated this finding with a different schedule of food delivery and a procedure that more directly minimized the possibility that the outcome is due to either direct or indirect shock-induced activity changes. These results support the prediction that uncontrollable aversive events can increase an animal's sensitivity to noncontingent response-reinforcer relationships.  相似文献

The present study used the signal detection theory to test the hypothesis that the right hemisphere (RH) is more sensitive than the left hemisphere (LH) to the distant semantic relations in novel metaphoric expressions. In two divided visual field experiments, sensitivity (d') and criterion (beta) were calculated for responses to different types of word pairs. In the first experiment, subjects were presented with unfamiliar two-word novel metaphoric expressions ("signal") and unrelated word-pairs ("noise"). In the second experiment, literal expressions ("signal") and unrelated word pairs ("noise") were presented. In line with the Coarse Semantic Coding Theory [Beeman, M. (1998). Longitudinal data were collected from female sexual assault survivors (N = 171) at 4 points postassault. Consistent with the predictions of the temporal model (P. Frazier, M. Berman, & J. Steward, 2002), past, present, and future control were differentially related to posttrauma distress. Both personal past (behavioral self-blame) and vicarious past (rapist blame) control were associated with higher distress levels. In addition, the belief that future assaults are less likely was more strongly associated with lower distress levels than was future control. Present control (i.e., control over the recovery process) was most adaptive. Hierarchical linear modeling analyses revealed that changes in perceived control were associated with changes in distress after linear change in distress over time was accounted for.  相似文献
