The aim of this study was to examine the associations of Slovenian emerging adults’ individuation characteristics (in relation to mother and father) with career goals and career optimism. We were interested in contributions of age, gender, certainty of study choice, and individuation dimensions when predicting intrinsic/extrinsic career goals and career optimism. The participants provided self‐reports on the Individuation Test for Emerging Adults, the Career Goals Scale and the Career Futures Inventory. The results showed that age did not relate to emerging adults’ career goals; however, older students reported lower career optimism than their younger counterparts. Furthermore, certainty of study choice was the most important predictor of career optimism, and, along with gender, of intrinsic career goals. Emerging adults who reported higher connectedness with both parents and self‐reliance in relation to mother had higher intrinsic career goals, while self‐reliance in relation to mother was positively associated with stronger optimism about an individual's future career. Fear of disappointing both parents significantly contributed to the prediction of extrinsic career goals and optimism, while parental intrusiveness did not add significantly to the prediction of the two measured career outcomes. The study confirmed the correlational effects of positive and negative aspects of individuation on career outcomes in emerging adulthood.  相似文献

This study examines antecedents and behavioral outcomes of employees' perceptions of organizational support for development. We first propose that employees' past participation in formal developmental activities and experience with developmental relationships positively relate to their perceptions of organizational support for development. We then propose that perceived career opportunity within the organization moderates the relationship between organizational support for development and employee performance and turnover. Using a sample of 264 exempt-level employees and their supervisors, we found that participation in training classes, leader-member exchange, and career mentoring were each positively related to employees' perceptions of organizational support for development. We also found support for the moderator hypotheses. Specifically, development support positively related to job performance, but only when perceived career opportunity within the organization was high. Further, development support was associated with reduced voluntary turnover when perceived career opportunity was high, but it was associated with increased turnover when perceived career opportunity was low. Our study demonstrates that social exchange and career motivation theory work together to explain when and how employees' perceptions of organizational support for development relate to turnover and job performance.  相似文献

This article examines the outcomes that resulted from career discussions experienced by 104 employees. Employees appeared to benefit from discussions about their careers with individuals in a wide range of roles. Many effective career discussions produced multiple outcomes, and some of these were long-lasting. The most common types of outcomes experienced were a clearer view of future direction, self-insight, awareness of opportunities, and feeling reassured or better about self or work. The findings highlight the need for future research into the effectiveness of career interventions to take more account of multiple outcomes and how these evolve over time. Also, organizations need to encourage informal career discussions and informal mentoring.  相似文献

Given the rising concerns about staff retention and the increased importance attached to individuals' career adaptability, the present paper explored how career adaptability relates to employees' satisfaction with factors that organizations regard important for their retention. A canonical correlation analysis was conducted on a sample of 321 employees in a South African automotive industry. The results showed that career adaptability, especially career concern, significantly explained the participants' level of satisfaction with their experiences of the career opportunities, work–life balance, training and development opportunities and characteristics of the jobs offered by the company. The study findings suggest that employees' career concerns, goals and plans and how these relate to retention practices are important for retaining them. Black and white participants also differed significantly regarding the variables. This study extends prior research on career adaptability by adding insights about the usefulness of the construct in the retention context.  相似文献

There has been a growing recognition of the need to provide appropriate intervention services to fathers who have been abusive in their families. This paper highlights four specific treatment goals for fathers who maltreat their children, along with therapeutic strategies necessary to accomplish desired outcomes. These goals were developed as part of the Caring Dads: Helping Fathers Value Their Children program and include: (a) developing sufficient trust and motivation to engage men in the process of examining their fathering; (b) increasing men's awareness and application of child-centered fathering; (c) increasing men's awareness of, and responsibility for, abusive and neglectful fathering, including domestic violence; and (d) rebuilding trust with their children and planning for the future. The strategies include a range of approaches, such as motivational interviewing, psychoeducation, cognitive-behavioral techniques, confrontation, and shame work. We describe each goal in terms of desired outcomes and primary therapeutic techniques used by the facilitators, and illustrate each with examples of exercises from the Caring Dads program. Implications for the training of therapists working with maltreating fathers are also highlighted.  相似文献

The all-volunteer status of the military, combined with an increasing desire to employ individuals with the requisite knowledge, skills, and abilities to perform highly sophisticated tasks, has intensified competition between military and private sector organizations attempting to attract and retain qualified personnel. In an effort to remain competitive with employers in the private sector labor market, U.S. military organizations have directed their attention to various personnel support programs aimed at meeting the needs of servicemembers and contributing to their overall quality of life. More specifically, these military services have focused on the development and validation of conceptual models that link quality of life to desired military outcomes, including personnel retention, readiness, and performance. This study extended recent quality of life research efforts by determining the applicability of a model developed and validated for Navy personnel to another branch of the military, the U.S. Marine Corps. Structural equation modeling results suggested that the Navy model provided an adequate fit to the Marine Corps data for each of the subgroups considered. Faith‐based organizations might be ideal social service providers, claiming to transform clients’ lives with holistic support while meeting immediate needs. While organizations have such goals, their success is impacted by constituencies with differing goals for the organization. Clients with goals not commensurate with an organization's may compromise its ability to attain its goals. Three questions are examined here: What are the goals of faith‐based service providers? When asked what they think about the services, do clients share the organizational goals? Are organizations likely to meet either set of goals? Homeless persons patronizing faith‐based soup kitchens were interviewed; service activities of organizations were observed. Clients’ goals focused on survival in their current situation. Organizations’ goals ranged from meeting clients’ immediate needs to transforming clients through spiritual restoration. Congregations studied met clients’ immediate needs. However, clients’ accommodational goals were potentially problematic for organizations with spiritual goals.  相似文献

Research has convincingly shown that leader–member exchange (LMX) is associated with a range of beneficial outcomes for employees within organizations. As employees increasingly pursue boundaryless careers that straddle multiple organizations, it is important to ask: Do advantages from LMX extend beyond the current organization and persist even after employees have left it? We propose that employees in higher quality LMX relationships with their managers benefit from stronger professional development, which can pay off in the form of better career outcomes on the external job market. Further, after leaving, whether or not ex‐employees (i.e., alumni) harbor goodwill toward their former organizations is likely to depend on their LMX quality prior to leaving. Alumni goodwill matters because organizations can potentially reap important strategic benefits from their alumni. Using time separated data including alumni interviews conducted by third‐party consultants, we find that, among employees who quit, pre‐turnover LMX is positively related to higher salaries and greater responsibility in their next jobs and is also positively related to alumni goodwill. Moreover, the strength of the LMX–alumni goodwill relationship depends on whether managers made robust retention efforts after employees communicated their decisions to quit.  相似文献

A resource-building group intervention was developed to enhance career management, mental health, and job retention in work organizations. The in-company training program provided employees with better preparedness to manage their own careers. The program activities were universally implemented using an organization-level, 2-trainer model with trainers from the human resources management and occupational health services. The study was a within-organizations, randomly assigned field experimental study; it investigated the impacts of the intervention on immediate career management preparedness and later mental health and intentions to retire early. A total of 718 eligible individuals returned a questionnaire in 17 organizations and became voluntary participants. The respondents were randomly assigned to either an intervention (N = 369) or a comparison group (N = 349). Those in the intervention group were invited to group intervention workshops, whereas those in the comparison group received printed information about career and health-related issues. The 7-month follow-up results showed that the program significantly decreased depressive symptoms and intentions to retire early and increased mental resources among the group participants compared to the others. The mediation analyses demonstrated that the increase in career management preparedness as a proximal impact of the intervention mediated the longer term mental health effects. Those who benefited most from the intervention as regards their mental health were employees with elevated levels of depression or exhaustion and younger employees, implying additional benefits of a more targeted use of the intervention. The results demonstrated the benefits of the enhancement of individual-level career management and resilience resources as career and health promotion practice in work organizations.  相似文献

The purpose of this study was to identify the career concerns of people living with HIV/AIDS. The authors used qualitative research methodology to ask participants to discuss the impact their diagnosis has had on their career development concerns and their career goals. Based on participants' interview responses, the authors classified their concerns as relating to career or workplace issues, medical issues, or coping resources. What motivates individuals to invest time and effort and overcome obstacles (i.e., strive for primary control) when pursuing important goals? We propose that positive affect predicts primary control striving for career and educational goals, and we explore the mediating role of control beliefs. In Study 1, positive affect predicted primary control striving for career goals in a two-wave longitudinal study of a U.S. sample. In Study 2, positive affect predicted primary control striving for career and educational goals and objective career outcomes in a six-wave longitudinal study of a German sample. Control beliefs partially mediated the longitudinal associations with primary control striving. Thus, when individuals experience positive affect, they become more motivated to invest time and effort, and overcome obstacles when pursuing their goals, in part because they believe they have more control over attaining their goals.  相似文献

This article explores the relationship between organizational career management and career self-management and addresses the impact on employee outcomes. Within six large organizations, a sample of 491 employees reported on their career self-management initiatives, on their expectations towards organizational career support, and on their commitment and career success. This was complemented by information from their supervisors on career management support offered by HR and line management to these employees. Results show that individuals who take more initiatives to manage their career expect more career support from their employer. Career self-management positively impacts affective commitment and perceived career success, while organizational career management is positively related with affective commitment and career progress. Career self-management moderates the relationship of organizational career management with affective commitment and subjective career success.  相似文献

This article describes a project in the United Arab Emirates (UAE) to develop an inhouse career coaching program to support and develop young employees recruited on an affirmative action initiative. The project involved the international partnership of a financial services organization in the UAE and a training provider in Canada to train human resources and learning and development professionals in basic career coaching skills. Initial evaluation showed promising potential for in‐house career coaching as a tool for employee engagement and retention and for the usefulness of such partnerships between career professionals and organizations.  相似文献

The continuing need to deal with technological change and increased economic uncertainty has had an impact on carer development programs in business and industry. The focus of existing career development programs has changed from a shared vision of meeting both individual and organizational goals to an emphasis on fulfilling organizational needs. Although the rationale for implementing these career development programs was to promote both career planning and career management for the individual and the organization, the current programs reflect a new trend. The research on the current economic factors that affect business and industry indicates that the current career development programs tend to stress career management for the organization. This focus on organizational goals leaves the individual employee with a greater responsibility for his or her own career planning. A review of the research results also provides new information and strategies that can assist employees in their career planning.  相似文献

Meta-analysis was used to review and synthesize existing empirical research concerning the career benefits associated with mentoring for the protégé. Both objective (e.g., compensation) and subjective (e.g., career satisfaction) career outcomes were examined. Comparisons of mentored versus nonmemored groups were included, along with relationships between mentoring provided and outcomes. The findings were generally supportive of the benefits associated with mentoring, but effect sizes associated with objective outcomes were small. There was also some indication that the outcomes studied differed in the magnitude of their relationship with the type of mentoring provided (i.e. career or psychosocial).  相似文献

Despite widespread changes in occupational opportunities, men and women continue to show divergent preferences for careers. This research invoked a motivational framework to explain sex-differentiated career interest. From a role congruity perspective ( Diekman & Eagly, 2008 ), the internalization of gender roles leads people to endorse gender-stereotypic goals, which then lead to interest in occupations that afford the pursuit of those goals. Three studies provided evidence for the hypotheses. Study 1 found that male- and female-stereotypic careers were perceived to afford different goals. Studies 2 and 3 found that men and women endorsed different goals and that this gender-normative goal endorsement predicted gender-stereotypic career interest. In addition, structural equation modeling (Study 3) indicated that internalization of gender roles fully accounted for sex-differentiated goal endorsement. These findings thus extend the social role theory framework to consider processes related to self-selection into specific social roles.  相似文献

Formal mentoring programs continue to gain popularity within organizations despite limited empirical research regarding how these programs should be designed to achieve maximum effectiveness. The present study examined perceived design features of formal mentoring programs and outcomes from both mentor and protégé perspectives. The outcomes examined were career and psychosocial mentoring, role modeling, and mentorship quality. In general, the results indicated that perceived input into the mentoring process and training perceived as high in quality were consistently related to the outcome variables. Implications for the design of formal mentoring programs and future theory development are discussed.  相似文献

This article focuses upon the processes whereby individuals reframe their career goals and career direction mid-way through their working lives. Three cases, drawn from Denmark, Germany and Italy, are used to exemplify these processes. The cases are part of a larger study which included the development of a model that could accommodate the different ways in which learning could support labour market transitions across the life-course, where these transitions may involve shifts away from initial occupational identities. The model was used to inform the case analysis whereby career reframing processes could be viewed from three perspectives: reframing as a process of identity development, as a form of relational, emotional, practical and cognitive development and taking place within particular opportunity structures.  相似文献

This paper extends earlier research exploring the relationship between career decision status and work outcomes by examining resignation behavior in a group of new graduates five years after initial appointment. On appointment various measures were collected including career decision status variables. Earlier research identified a significant relationship between a number of important work outcomes and career decision status. In the current study two variables–career decidedness and career choice importance–predicted resignation behavior. Those people who on appointment scored higher on career decidedness or lower on career choice importance were significantly more likely to stay in the organization than others. The implications of this finding for individuals and organizations are discussed.  相似文献
