Age discrimination at work is a widespread destructive phenomenon that often takes subtle forms. Based on negative stereotypes about older employees, we argue that older employees often experience that they are perceived as less ideal followers than younger employees. We propose that older and younger employees do not differ in what they assume their supervisors expect of an ideal follower (implicit followership theories, IFTs). Thus, we hypothesize that older employees perceive that they compare less favorably to their supervisors' IFTs than younger employees (i.e., worse IFT-fit). This should entail lower quality of the relationship between leader and follower (leader-member-exchange, LMX), which, in turn, should have detrimental effects on employees' health (i.e., burnout) and job attitudes (i.e., job satisfaction, turnover intentions, and identification). We tested our model in a field study with 379 employees. Results differed for ideal and counter-ideal follower attributes. Concerning counter-ideal follower attributes (e.g., being incompetent), age had the proposed negative effect on psychological health and job attitudes that mediated through IFT-fit and LMX. Concerning ideal follower attributes (e.g., thinking ahead), older employees expected their supervisors not only to think less of them than of their younger colleagues, but also expected them to have less demanding IFTs—contrary to our expectations. Employee age was negatively related to psychological health and job attitudes, mediated through lower perceived IFTs, worse perceived appraisal of the actual employee and their joint effects on LMX.  相似文献

Socioemotional selectivity theory proposes that older adults emphasize emotional goals and interpersonal closeness to a greater extent than do younger adults, suggesting that holding social work-related values (SWVs) may be beneficial to older employees. This project aimed at examining two dimensions of SWVs, intrinsic and extrinsic SWVs, and tested whether age and work situation would moderate their effects on self-rated job performance. A cross-sectional survey (Study 1, N = 357) and a 14-day experience sampling study (Study 2, N = 77) were conducted among Chinese managerial employees. Study 1 showed that the direct effect of intrinsic SWVs on self-rated job performance was stronger in older employees than in younger employees. Study 2 demonstrated that older employees who valued intrinsic SWVs while being in social situations performed much better than when they did not value intrinsic SWVs but being in social situations; however such positive effect was not shown in younger employees. Findings of this project reveal that the effect of SWVs varies across locus of effect (intrinsic versus extrinsic), age, and work situation. Among older employees, the positive effect of intrinsic SWVs is more crucial than that of extrinsic SWVs on self-rated job performance. Findings of this project imply that intrinsically rewarding incentives would be more effective in motivating older employees to reach peak performance.  相似文献

This research examined the interaction of organizational politics perceptions and employee age on job performance in 3 studies. On the basis of conservation of resources theory, the authors predicted that perceptions of politics would demonstrate their most detrimental effects on job performance for older workers. Results across the 3 studies provided strong support for the hypothesis that increases in politics perceptions are associated with decreases in job performance for older employees and that perceptions of politics do not affect younger employees' performance. Implications of these results, strengths and limitations, and directions for future research are discussed.  相似文献

Two-wave data from a large sample of employees (N = 1,155) 25–65 years of age were used to evaluate rank-order and mean level stability and change in supervisor-rated job performance obtained twice (4 years apart). Results showed moderated levels of rank-order stability across the career span. However, although rank order stability increased during the first phases of one’s career, peaking at age 55, it then demonstrated a decline from age 55 to age 65. Patterns of mean-level change showed that job performance was generally higher for younger workers than for older workers. All in all, our results support the value of investigating different definitions of job performance change and offers insights for planning/programming and implementing interventions aimed to improve (or maintain) job performance.  相似文献

This study investigated the relationship of job satisfaction and organizational and religious commitment among full time workers at Akra University (a pseudonym) based on a number of demographic factors. Analysis of variance using the Games-Howell procedure revealed that workers who were older than age 46 years had higher job satisfaction and organizational and religious commitment than younger employees. It was also noted that workers holding doctoral degrees had higher levels of job satisfaction and religious commitment than individuals with a high school diploma only. It was evident that the longer employees stayed at this institution, the higher the levels of organizational commitment and extrinsic job satisfaction, and administrators and sector managers had higher levels of intrinsic job satisfaction and religious commitment than those in other occupational areas.  相似文献

Both older and younger job seekers face difficulties when entering the workforce. Qualification-based targeted recruitment (QBTR) might be used to attract older/younger job seekers, yet how this strategy is perceived by older/younger job seekers has not been considered before. The present study fills this gap and investigated effects of negatively metastereotyped information in job ads (i.e., personality requirements or traits) on application intention and self-efficacy of both older and younger job seekers. An experimental study (Ntotal = 556; 44.6% aged 50 or older, 55.4% aged 30 or younger) showed that negatively metastereotyped traits in job ads (e.g., “flexible”) lowered older job seekers’ application intention and that this effect was mediated by older job seekers’ self-efficacy regarding that trait. No such effects were found among younger job seekers. Results showed that organizations can fail to attract older candidates because of the traits mentioned in job ads, which is particularly alarming when aiming to target age-diverse applicants. Suggestions for practitioners and future research are formulated.  相似文献

Abstract

This paper examines what is known about employee age and the effectiveness of job behaviour, concentrating on studies carried out in work settings and linking these with laboratory investigations. Rated job performance is shown to be generally unrelated to age; overall, absenteeism tends to be greater among younger employees; accidents are more common at lower ages; and staff turnover declines with age. A framework is proposed in terms of three main components of job behaviour: (1) physical ability; (2) adaptability; and (3) general work effectiveness. The major practical need is seen to be the implementation of procedures that enhance adaptability among older employees. An outline model is suggested, with the objective of identifying those jobs in which greater age is either a benefit or a limitation. This model indicates that, in research as well as in practice, the key issues now concern the nature and enhancement of adaptability.  相似文献

The Spanish labor market is currently an example of a flexible labor market. However, it involves a set of detrimental conditions for its workforce, such as lower employability in the labor market and underemployment (i.e. over-qualification and underemployment in time). In this study, we assume that all these conditions promote higher job instability, which is especially serious for the younger population. Hence, the present study aims to examine, on the one hand, how these specific labor conditions affect younger employees' concerns about job loss or job insecurity and, on the other, how this job insecurity can affect their current job performance and the future development of their career. The study sample was composed of 3000 Spanish younger employees. Results showed a significant relationship between employability and underemployment and job insecurity, as well as a significant association between job insecurity and work involvement. Indeed, the relationship between employability and underemployment and work involvement was mediated by job insecurity. Lowemployable, overqualified and temporary young workers experience higher levels of job insecurity, which, in turn, negatively affects their work involvement.  相似文献

We studied health-related selection and consequences of an organizational downsizing among 886 municipal employees. Measurements of health indicators were conducted before any rumor of the downsizing and immediately after the downsizing 3 years later. Results of predownsizing health showed that those who did not find employment after the staff reductions were older employees with high preexisting morbidity. Those getting a new job elsewhere were younger and had better health already before the downsizing than the stayers. After the downsizing, deterioration of health was most likely in the stayers working in groups of major staff reductions and among the nonemployed leavers. In the reemployed leavers, the risk of increased health problems was lower than in others including employees working in no or minor downsizing groups.  相似文献

We examined whether older and younger workers are perceived differently in terms of job‐related individual differences and dimensions of job performance. Findings across 2 experimental studies indicated that older workers were perceived more positively in terms of crystallized intelligence and facets of conscientiousness, while younger workers were perceived more positively in terms of fluid intelligence and proactive personality. With regard to work performance, older workers were perceived more positively in terms of organizational citizenship behavior directed toward the organization. Similar perceptions were held by older and younger respondents. Results illustrate that job performance dimensions and work‐related individual differences may provide useful frameworks for understanding stereotypes regarding older and younger workers.  相似文献

Age discrimination may explain lower labour market chances of older and younger job seekers. What remains underresearched, however, is how older/younger job seekers might self-select out from early recruitment procedures due to stigmatizing information in job ads. Building on theories of metastereotypes and the linguistic category model, two experimental studies investigated how personality requirements that older/younger job seekers hold negative metastereotypes about and the way in which these requirements are worded (behavioural vs. dispositional) affected their job attraction. Within-participant mediation analyses showed that as expected, job attraction was higher for older (N = 123, aged 50 years or more) and younger (N = 151, 30 years or less) job seekers when requirements were worded in a behavioural way (e.g., ‘You can be flexible’), compared with a dispositional way (e.g., ‘You are flexible’). This relation was mediated by perceptions of challenge among younger but not older job seekers. Contrary to expectations, perceptions of threat did not explain the effects of negatively metastereotyped personality requirements on job attraction. Understanding how job seekers perceive information in job ads might help recruiters to design age-sensitive recruitment policies.  相似文献

Previous studies have shown that the presence of age-based stereotypes in the workplace is often associated with lower levels of work engagement and adjustment among older employees. This study examines possible mediators and moderators of this relationship using data from a sample of 2,348 older (age > 50) employees at the Italian national rail company. We test a model in which the effects of age-based stereotype threat on organizational involvement, future time perspective, and psychological well-being are mediated by work–age identity integration (how much individuals see their age and organizational identities as compatible and blended). Secondly, we explored whether these effects are moderated by gender and job status. Results indicate that age-based stereotypes are associated with negative outcomes for employees’ work and personal adjustment, and that these relationships are partially mediated by variations in work–age identity integration.  相似文献

Multiple studies have found that older workers may be disadvantaged in their job search due to explicit age stereotypes. However, no published research has examined the effect of both explicit (conscious) and implicit (unconscious) negative age stereotypes against older workers on hiring decisions. The current study fills this gap by using an experimental design to simultaneously examine how both explicit and implicit age stereotypes affect the evaluation of resumes for older and younger job applicants. Participants completed measures of explicit age stereotypes via a questionnaire and implicit age stereotypes with an Implicit Association Test focused on older and younger working-age people. They then completed a resume screening task that included younger and older potential applicants. Results showed that participants’ explicit age stereotypes positively influenced the evaluation of younger applicants’ resumes but had no significant effect on the evaluation of older applicants’ resumes. Conversely, implicit age stereotypes had a negative effect on the evaluation of older applicants’ resumes but had no significant effect on the evaluation of younger applicants’ resumes. The results suggest that both implicit and explicit age stereotypes may harm older job applicants’ hireablity, but through different pathways.  相似文献

The increase of education in younger generations and the relative scarcity of qualified jobs available for them makes overeducation of young employees a social issue. We explored the relationships between overeducation and job satisfaction (extrinsic, intrinsic, social facet), as well as the direct and moderating role of salary, contract of employment, and work experience in these relationships using hierarchical regression analyses. Data were collected from a sample of 643 young Spanish employees. As expected, there were negative relationships between overeducation and all 3 satisfaction facets. Moreover, high work experience emerged as a moderating factor that buffered the negative effect of overeducation on extrinsic satisfaction. Contract of employment and salary did not moderate these relationships.  相似文献

Although job embeddedness was originally conceptualized to explain job stability or “why people stay” in their organizations, this investigation examines the role of job embeddedness as a hypothesized moderator of relationships among leader–member exchange (LMX), organization‐based self‐esteem (OBSE), organizational citizenship behaviors (OCBs), and task performance. Findings from 2 studies involving 367 employees and 41 supervisors, 1 in a telecommunications company and another in a manufacturing setting, support hypotheses concerning job embeddedness as a moderator of the relationship between (a) LMX and task performance within a telecommunication sample and LMX and OCBs in a sample of manufacturing employees, and (b) OBSE and OCBs in a manufacturing sample. Further, a hypothesized 3‐way interaction involving job embeddedness, LMX, and OBSE on task performance was found in a sample of manufacturing employees. The implications of these findings for studying and managing job embeddedness in relation to employee performance are discussed.  相似文献

The interaction of employee personality characteristics and job scope in the prediction of turnover was studied. One hundred and nine individuals employed as machine operators (low-scope job) and scientific and technical personnel (high-scope job) within a large manufacturing organization were the sample. No direct relationships were found between personality characteristics and turnover for the combined sample of employees on high- and low-scope jobs. When correlational analyses were carried out within job scope samples it was evident that personality and job scope interacted in predicting turnover. For employees on high-scope jobs, turnover was negatively related to the need for achievement and positively related to the need for affiliation. Turnover was negatively related to the need for affiliation among employees on low-scope jobs. The implications of these findings for future research on turnover were discussed.  相似文献

Samples of 56 male certified public accounting firm employees and 24 male accounting undergraduate students were given the CPI to test for subgroup differences in personality traits. The samples were also compared with eight occupational groups reported in the CPI manual. A statistical analysis of CPI scale mean score differences indicates a dichotomy of the accounting sample with the older accountants more conservative, conforming and restrictive than the younger accountants.  相似文献

The existing models of emotion regulation (ER) do not make any specific prediction about the differential effects of the same ER strategy among individuals of different ages. However, such assumption may not be necessarily true, given that older adults emphasise emotional goals greater than their younger counterparts. Using a daily diary approach, this study investigated whether the effects of cognitive reappraisal (CR) and expressive suppression (ES) on daily work-related outcomes would vary by age when individuals were experiencing negative events at work. A total of 141 Chinese managerial employees (Mage = 42.40, SD = 9.16) completed the diary report for 15 consecutive workdays by recording their daily work experiences. The results of the multilevel analyses showed that age moderated the effects of ES on daily negative emotions, perceived work stress, and job satisfaction. More beneficial effects were observed among older workers than among younger workers. By contrast, the use of CR significantly lowered the levels of negative emotions and perceived work stress for both younger and older workers. These findings revealed the importance of considering the role of age in evaluating the effects of ES on work-related outcomes, which provides important implications for future research and training programs in ER.  相似文献

Two studies were conducted to examine the linkages between favorable intrinsically (IS) and extrinsically satisfying (ES) job conditions, and perceived support from the organization (POS) and the supervisor (PSS). Using a sample of 427 employees, Study 1 showed through a longitudinal design that, controlling for PSS, both favorablc IS and ES job conditions exerted a significant effect on POS, while only favorable IS job conditions contributed to PSS when the effects of POS were controlled for. Study 2, conducted with a sample of 292 employees, showed that the organization's discretionary control over IS job conditions moderated the relationship between IS job conditions and POS, while supervisor's control over IS job conditions moderated the relationship between IS job conditions and PSS.  相似文献
