作为一种促进员工社会化和职业发展的工具, 导师制已在各类企业中得到了广泛应用。然而, 近些年员工工作需求以及组织工作方式的变化分别对导师指导行为的作用结果和指导内容产生了冲击。一方面, 传统导师指导行为作用的研究大多限于员工职业结果; 另一方面, 传统导师制的研究仍停留在一对一的指导, 忽略了针对徒弟群体的指导。为此, 将在现实观察和理论回顾的基础上, 首先提出多水平导师指导行为的概念, 包括为徒弟群提供“一致性”指导的“群体水平指导行为”与为单个徒弟提供“差异化”指导的“个体水平指导行为”; 然后, 检验自我效能与群体认同在多水平导师指导行为对徒弟个体和徒弟群体的工作绩效与非职业结果影响的中介机制, 以及不同水平导师指导行为对徒弟(群)结果的跨层交互效应。以期填补过去导师制在作用结果(仅仅关注职业结果)和指导内容(忽略群体水平)研究上的不足, 并为企业有效实施导师制提供启示与帮助。  相似文献

采用问卷调查法,以265名企业员工为调查对象,在控制被试的人力资本及人口统计学变量之后,使用结构方程模型分析员工心理资本与职业承诺、职业成功的关系。结果发现:(1)心理资本对员工的职业承诺、职业成功有显著地预测作用;(2)职业承诺在心理资本与员工客观职业成功之间起部分中介作用;(3)职业承诺在心理资本与员工主观职业成功之间起完全中介作用。  相似文献

通过对16家制造型企业中的343个员工、662个同事及343个直接领导的配对数据进行实证分析,文章探讨了员工的组织政治技能、政治知觉,以及他们与直接上司的关系对于员工职业发展的关系。多层线性分析模型(HLM)结果表明:员工的政治技能有助于促进其与领导之间形成良好的关系(guanxi),并籍此积极影响个人在组织中的职业发展,员工-领导关系是政治技能与职业发展之间的中介变量。另外,组织政治知觉影响政治技能对领导关系的作用,在政治氛围浓重的组织中,员工-领导关系更易受到员工政治技能的影响  相似文献

聚焦于顾客授权行为这一概念, 以自我决定理论为基础, 分别引入基于组织的自尊作为中介变量和职业中心性作为调节变量, 探讨了顾客授权行为对一线服务员工职业成长的影响机制和作用边界。通过一项三阶段的时间滞后研究设计, 获取了245份有效样本, 结果显示: (1)顾客授权行为对员工职业成长具有显著的正向影响; (2)基于组织的自尊在顾客授权行为与员工职业成长之间起着部分中介作用; (3)职业中心性对顾客授权行为与基于组织的自尊的作用关系具有正向调节作用: 当员工职业中心性水平较高时, 顾客授权行为对基于组织的自尊的正向影响更强; (4)职业中心性进一步调节顾客授权行为通过基于组织的自尊对职业成长的间接影响: 当员工职业中心性水平较高时, 顾客授权行为通过基于组织的自尊对职业成长的正向效应会增强。  相似文献

该研究采用自编的工作不安全感问卷,通过对武汉、广州、成都、太原等地12家企业的787名员工进行问卷调查,对企业员工工作不安全感的维度进行了探讨。探索性因素分析表明,企业员工的工作不安全感包括工作丧失、工作执行、薪酬晋升、过度竞争和人际关系不安全感等五个维度。五因素模型在验证性因素分析中得到了较好地验证。文章最后对工作不安全感的维度构成以及测量等相关问题进行了讨论。  相似文献

IT企业的高离职率成为信息技术行业面临的一大难题,本研究运用问卷调查了浙江IT企业员工的多层次承诺(组织承诺、团队承诺和职业承诺)及其离职意向。结果发现,IT企业员工组织承诺是影响离职意向的重要因素;同时IT企业员工的团队承诺和职业承诺是组织承诺影响离职意向的缓冲变量。其中,团队承诺越高,组织承诺对离职意向的影响就越大;而职业承诺越低,组织承诺对离职意向的影响就越大。最后对IT企业的员工的管理提出了建议。  相似文献

企业稳定发展的关键之一是员工对组织的高认同感。员工创新是企业创新发展的基石。然而关于组织认同对创新行为影响的研究发现并不一致。规范冲突模型为深入理解二者之间的关系提供了理论视角。根据此模型, 员工组织认同通过不满现状和遵守现状两个相反的路径对创新行为产生促进和抑制的双重影响; 员工规范冲突感知是引发不满现状和遵守现状产生的重要条件; 领导创新期待与创新支持在组织认同对员工创新行为的促进和抑制过程中起到调节作用。  相似文献

个性化工作协议是员工和组织通过谈判协商, 自愿达成的非标准化工作协议。基于自我决定理论, 本文探讨了个性化工作协议对员工主动性职业行为和创造力的影响机制及其边界条件。通过分析230对“员工-主管”匹配数据, 本研究发现:个性化工作协议增强了员工基本心理需求满足(能力需求、自主需求和关系需求), 促进了主动性职业行为和创造力, 其中能力需求满足中介了个性化工作协议对主动性职业行为和创造力的影响; 此外, 较高水平的工作负荷不仅增强了个性化工作协议对员工能力需求/自主需求满足的促进作用, 也增强了个性化工作协议通过提升能力需求满足, 进而提升员工主动性职业行为和创造力的中介效应。  相似文献

基于职业成功的胜任力模型,探讨无边界职业生涯取向与青年员工职业成功的关系。采用两阶段(two-wave)问卷调查法,以385名35岁以下的年轻员工为样本进行研究。结果表明,无边界思维模式与青年员工的主观职业成功、客观职业成功均显著地正相关,职业胜任力在其中起完全中介作用;组织流动性偏好与青年员工的主观职业成功、客观职业成功均显著地负相关,职业胜任力在其中起中介作用。研究证实了无边界职业生涯取向对青年员工职业成功的“双刃剑”效应,为青年员工的职业生涯管理提供了重要启示。  相似文献

Much of the responsibility for managing careers is shifting from employers to adaptive and proactive employees. A career management intervention based on action regulation theory trained 205 white collar employees to engage actively in their own career building by increasing their self-knowledge, career goal commitment, and career plan quality. As hypothesized, these three variables were positively related to subsequent career self-management behaviors, which led both directly and indirectly to career satisfaction almost 10 months after the intervention. Self-management career interventions based within an employing organization appear feasible.  相似文献

This article explores the relationship between organizational career management and career self-management and addresses the impact on employee outcomes. Within six large organizations, a sample of 491 employees reported on their career self-management initiatives, on their expectations towards organizational career support, and on their commitment and career success. This was complemented by information from their supervisors on career management support offered by HR and line management to these employees. Results show that individuals who take more initiatives to manage their career expect more career support from their employer. Career self-management positively impacts affective commitment and perceived career success, while organizational career management is positively related with affective commitment and career progress. Career self-management moderates the relationship of organizational career management with affective commitment and subjective career success.  相似文献

This study aimed to determine the extent to which employees’ career adaptability and employability capacities predicted employee retention factors in the information sector industry. A probability sample of 337 South African recruitment advertising employees participated in the study (females = 65.9%; black Africans = 53.4%, predominantly early career stage (aged > 40 years = 57.9%). The employees responded to surveys on their career adaptability, employability capacities, and job retention considerations. Step-wise hierarchical regression analysis was computed to predict employee retention factors from their career meta-capacities of career adaptability and employability attributes. Results suggest the career meta-capacities to explain 71% of the variance in employee retention factors. Moreover, overall career adaptability (concern, control, curiosity, and cooperation) predict the overall retentions factors of employees. White employees self-reported with higher work retention and career opportunities than employees of other races/ethnicities. Career adaptability and employability capabilities matter for talented employee retention in the information sector industry.  相似文献

Supervisors are increasingly required to support employees in their learning and career development. This study investigated relationships between supervisor support activities and their subordinates' career and organizational commitment. Findings suggested that employees who saw their supervisors as giving them trust and the authority to do the job were more committed to their organization, as were those who perceived their supervisors to engage in feedback and goal-setting. This suggested the potential organizational benefits of performance feedback from managers and the importance of supervisors developing the confidence and skills to delegate effectively and have trust in their subordinates. No relationships were found between supervisor support and career identity, career resilience or career planning. The relationship between perceptions of overall supervisor support and organizational commitment was moderated by employee gender. The findings suggested a positive linear relationship between support and commitment for women, but the association between support and commitment was less straightforward in the male sample.  相似文献

Works councillors are elected representatives of employees in German companies. It is their job to protect and bargain the interests of the employees with the company. We investigated the impact of 558 works councillors' individual political skill on their career success, where career ascendancy is based on success in upward elections and not on appointments by supervisors. The participants were from core German industries mostly working in large companies. We found that the stronger works councillors' political skill the more successful they were in their career still after controlling for sex, age, and union membership. Implications and limitations of the study and consequences for future research are discussed.  相似文献

This study explored the moderating role of positive affect and negative affect in the link between employees’ career resilience and their career anchors . A convenience sample (N=143) of predominantly black African people (86%) and staff level (80%) employees with more than 10 years of service (60%) participated in the study (mean age: 41 years; men: 52%; women: 48%) . Correlational analysis showed significant associations between the variables . Hierarchical moderated regression analysis indicated low positive affect as a significant moderator of the career resilience-managerial competence career anchor relationship . High negative affect and low negative affect significantly weakened the career resilience-entrepreneurial creativity, career resilience-pure challenge and career resilience-lifestyle relationships . The findings add new insights that may be useful for career development support programmes in the contemporary workplace .  相似文献
