We constructed a model of workplace psychosocial safety climate (PSC) to explain the origins of job demands and resources, worker psychological health, and employee engagement. PSC refers to policies, practices, and procedures for the protection of worker psychological health and safety. Using the job demands–resources framework, we hypothesized that PSC as an upstream organizational resource influenced largely by senior management, would precede the work context (i.e., job demands and resources) and would in turn predict psychological health and work engagement via mediation and moderation pathways. We operationalized PSC at the school level and tested meso‐mediational models using two‐level (longitudinal) hierarchical linear modelling in a sample of Australian education workers (N = 209–288). Data were repeated measures separated by 12 months, nested within 18 schools. PSC predicted change in individual psychological health problems (psychological distress, emotional exhaustion) through its relationship with individual job demands (work pressure and emotional demands). PSC moderated the relationship between emotional demands and emotional exhaustion. PSC predicted change in employee engagement, through its relationship with skill discretion. The results show that the PSC construct is a key upstream component of work stress theory and a logical intervention site for work stress intervention.  相似文献

The current research tested a theoretical model of employee adjustment during organizational change based on Lazarus and Folkman's () cognitive-phenomenological framework. The model hypothesized that psychological climate variables would act as coping resources and predict improved adjustment during change. Two variations of this model were tested using survey data from two different organizational samples: 779 public hospital employees and 877 public sector employees. Confirmatory factor analyses and structural equation analyses were conducted in order to evaluate the models. Results showed that employees whose perceptions of the organization and environment in which they were working (that is, psychological climate) were more positive, were more likely to appraise change favourably and report better adjustment in terms of higher job satisfaction, psychological well-being, and organizational commitment, and lower absenteeism and turnover intentions.  相似文献

Abstract

A study was undertaken to examine further the effects of perceived work control on employee adjustment. On the basis of the stress antidote model, it was proposed that high levels of prediction, understanding, and control of work-related events would have direct, indirect, and interactive effects on levels of employee adjustment. These hypotheses were tested in a short-term longitudinal study of 137 employees of a large retail organization. The stress antidote measures appeared to be indirectly related to employee adjustment, via their effects on perceptions of work stress. There was weak evidence for the proposal that prediction, understanding, and control would buffer the negative effects of work stress. Additional analyses indicated that the observed effects of prediction, understanding, and control were independent of employees' generalized control beliefs. However, there was no support for the proposal that the effects of the stress antidote measures would be dependent on employees' generalized control beliefs.  相似文献

J. Rosse and H. Miller (1984, in P. Goodman, R. Atkin et al., Absenteeism: New Approaches to understanding, measuring, and managing employee absence. San Francisco: Jossey-Bass) have proposed a model of employee adaptation that hypothesizes multiple withdrawal behaviors and attempts to change working conditions as alternative forms of adaptation to a dissatisfying work environment. Negative health outcomes are also hypothesized consequences of dissatisfaction with work. In this longitudinal study of 42 new hospital employees, intention to quit, turnover, absence, attempts to change the job, and heatlh disorders were negatively correlated with job satisfaction; lateness and self-report avoidance scale were not. Use of adaptive behaviors was also found to have remedial effects for employee health. Implications for a general model of adaptation are discussed.  相似文献

This study examined the influence of affect, curiosity, and socialization-related learning on job performance, with 233 service industry employees from a diverse variety of occupations completing surveys at their places of work. Both state and trait curiosity and socialization-related learning (learning associated with employee socialization) were hypothesized to mediate the relationship between affect (operationalized as state and trait anxiety and anger) and job performance. Structural equation analyses indicate that the data are consistent with the theoretical models proposed. As expected, anxiety negatively influences curiosity, socialization-related learning, and job performance; conversely, anger positively influences curiosity, socialization-related learning, and job performance. Overall, the findings suggest that affects indeed predict perception of job performance, but through the mediation of curiosity and the learning associated with the socialization process. These results highlight the importance of the complex interplay between affect, curiosity, and learning when thinking about successful employee socialization and best possible job performance.  相似文献

It is becoming increasingly important for employees to be able to cope with change in the workplace. This longitudinal study examined a set of individual differences and context-specific predictors of employee openness (i.e., change acceptance and positive view of changes) toward a set of workplace changes. Personal resilience (a composite of self-esteem, optimism, and perceived control) was related to higher levels of change acceptance. Three context-specific variables (information received about the changes, self-efficacy for coping with the changes, and participation in the change decision process) were predictive of higher levels of employee openness to the changes. Lower levels of change acceptance were associated with less job satisfaction, more work irritation, and stronger intentions to quit.  相似文献

Abstract The present study was designed to examine further the stress-adjustment relationship in employees. Specifically, the relations among employees' coping resources (self-esteem, generalized control beliefs, neuroticism, and social support), their appraisals of a recent stressful event experienced at work (appraised stress, self-efficacy, and situational control beliefs), the coping strategies (problem- and emotion-focused coping) used to deal with the event, and levels of employee adjustment (psychological well-being and job satisfaction) were examined. Data were collected from 153 male and female employees in a public sector department, employed in a range of middle-management administrative activities. The data provided support for a modified version of a model that proposed that both situational appraisals and coping strategies are mediating processes in the stress-adjustment relationship. There was evidence that employees' coping responses to the recent stressful event experienced at work were related to concurrent levels of adjustment. As predicted, the use of problem-focused coping, in general, had positive relationships with the measures of adjustment, whereas the effects of emotion-focused coping were generally negative (there was, however, some evidence that the effects of coping were dependent on event controllability). There was also evidence that coping resources had both direct and indirect effects (via coping and via situational appraisals) on employee adjustment. The latter effects were most marked for generalized control beliefs and self-esteem. Situational appraisals (in particular, efficacy expectancies) also had indirect effects on employee adjustment, through their effects on coping responses.  相似文献

This 4-wave longitudinal study of newcomers in 7 organizations examined preentry knowledge, proactive personality, and socialization influences as antecedents of both proximal (task mastery, role clarity, work group integration, and political knowledge) and distal (organizational commitment, work withdrawal, and turnover) indicators of newcomer adjustment. Results suggest that preentry knowledge, proactive personality, and socialization influences from the organization, supervisors, and coworkers are independently related to proximal adjustment outcomes, consistent with a theoretical framework highlighting distinct dimensions of organizational and work task adjustment. The proximal adjustment outcomes partially mediated most of the relationships between the antecedents of adjustment and organizational commitment, work withdrawal, and turnover.  相似文献

Many studies have documented an association between parental attachment and college student adjustment. Few studies have explored the mechanisms underlying this association. The authors asked college students nearing the end of their first academic year to complete instruments measuring parental attachment, coping, and adjustment to college. Structural equation modeling was used to model mediation separately for attachment to mother and father. Avoidant coping mechanisms (operationalized as denial, mental disengagement, behavioral disengagement, and substance use) significantly mediated the parental attachment and adjustment to college relationship. Self-sufficient coping mechanisms (operationalized as planning, positive reinterpretation, acceptance, active coping, and suppression) did not mediate the parental attachment and adjustment to college relationship.  相似文献

We integrate relative deprivation and broaden and build theories to develop a process-based model of perceived overqualification and its relationship with new employee adjustment via “broaden and build” mechanisms (i.e., reciprocal relationships between initial status and change trajectories in work-related positive affect and perceived job autonomy). Additionally, we examine how new employee proactive personality may influence this process. Analyses of weekly survey responses from 331 new employees of a large financial institution throughout their first 90 days of employment revealed that those who felt overqualified generally experienced less work-related positive affect and perceived less job autonomy when beginning their jobs (assessed the first week of employment) than their more qualified counterparts. Moreover, initial levels of perceived job autonomy were positively associated with adjustment outcomes (assessed at 90 days of employment) via linear change in positive affect over time (assessed weekly, up to 8 weeks of employment). These findings suggest that perceived overqualification may negatively influence newcomer adjustment by stunting broaden and build processes. However, proactive personality attenuated this effect. Theoretical and practical implications are discussed.  相似文献

Abstract Employing an extended case method ethnography ( Burawoy 1998 ), the researcher joined five new members forming a spiritualist's group under the leadership of an experienced advocate. Over a period of eighteen months, the researcher attended all the group's activities and events. Data were collected to reflexively interrogate the process theory of conversion proposed by Lewis Rambo (1993) . The data revealed conversion to be a multifaceted and dynamic process of cognitive change, mediated by structural, and contextual forces. The results provide a reconceptualization of Rambo's theory, presenting a theoretical expansion of the model emphasizing its mechanisms of action. The paper details the composition of the “Interaction‐Commitment” mechanism, operationalized within four submechanisms emanating from Rambo's roles, rituals, rhetoric, and relationships. This longitudinal study shows that most of the hard work toward conversion occurs before any formal interaction with a conversion advocate. Conversion operates most effectively under conditions of cognitive economy wherein the belief path follows a path of least cognitive expenditure.  相似文献

A social cognitive model of well-being [Lent, R. W. (2004). Toward a unifying theoretical and practical perspective on well-being and psychosocial adjustment. Journal of Counseling Psychology, 51, 482--509.] was adapted to the context of academic adjustment and tested using a longitudinal design. Participants were 252 students at a university in northern Portugal. They completed measures of academic self-efficacy, environmental support, goal progress, and adjustment, along with global measures of positive affect and life satisfaction. Path analyses indicated that the model fit the data well overall. As expected, self-efficacy and environmental support were predictive of goal progress and academic adjustment, and the latter was predictive of students’ global life satisfaction. Self-efficacy and positive affect were found to be reciprocally related to one another. Contrary to expectations, goal progress did not contribute uniquely to the prediction of academic adjustment or life satisfaction. We consider directions for future research applying the social cognitive model to satisfaction in, and adjustment to, educational and work settings.  相似文献

This study extends previous theoretical and empirical research on Blau and Boal's (1987) model of the interactive effect of job involvement and organizational commitment on employee withdrawal. Using longitudinal data from a survey among the nursing staff of a Swedish emergency hospital (N = 535) and register information on actual turnover, the results showed, in contrast to the statement of the original theoretical model, that turnover intention mediates the additive and multiplicative effects of job involvement and organizational commitment on actual turnover. The study suggests that the proposed involvement by commitment interaction is theoretically justified, and underscores the pertinence of investigating intermediate linkages in turnover research.  相似文献

This longitudinal study examined the consequences of job crafting on two important employee outcomes: psychological capital (PsyCap) as a work-related personal resource and work engagement as an indicator of employee well-being. The study also tested the reverse causation effects of PsyCap and work engagement on job crafting. It used a three-wave, three-month panel design to survey 940 employees from three European countries working in a broad range of economic sectors and occupations. The results of the cross-lagged longitudinal structural equation modelling demonstrated that job crafting predicted PsyCap and work engagement over time. No reverse causation effects were found. Overall, this study shows that when individuals proactively build a resourceful and challenging work environment for themselves, it can lead to diverse positive outcomes that are crucial to employee health and well-being. Employees should therefore be encouraged and be given the opportunity to craft their own jobs.  相似文献

To enhance employee performance, many organizations are increasingly using electronic performance monitoring (EPM). The relationship between the frequency of EPM use and employee performance is examined in 2 field studies. In Study 1, which uses a unique longitudinal data set, results reveal that shorter time lags between 2 consecutive employee performance assessments are related to better task performance as indicated by call quality metrics. A second field study using matched supervisor–employee and EPM system data is conducted in 2 call centers to extend these results and to focus more directly on the supervisors’ use of EPM and its relationship with additional performance criteria: counterproductive work behaviors (CWBs) and organizational citizenship behaviors (OCBs). Results indicate that more frequent supervisory use of EPM is associated with better task performance and OCB. However, supervisory use of EPM was not significantly related to CWB.  相似文献

This study tested an AET-based model that integrates cognitions (justice perceptions) and emotions (change anxiety) to explain the effects of change program characteristics on employees' acceptance of downsizing and other work attitudes. Seventy-one employees from an organization that was undergoing downsizing participated in the study. Path analyses and a Q index of .992 offered preliminary support for the proposed model by showing that procedural justice and change anxiety explained the effects of change management procedures on acceptance of downsizing, while interactional justice and change anxiety explained the effects of the quality of change communications on trust in the change managers. Although distributive justice did not have the predicted direct effect on employee morale, it helped explain the effects of procedures on acceptance of change and morale by helping reduce anxiety about the change. Together, these findings support the utility of an AET-based framework in helping understand employee responses to downsizing.  相似文献

Resilience is one of the positive emotions that will enhance employees’ ability to cope in adverse conditions, such as work intensification, organisational change, and work stress. Despite growing research interest in the employee resilience area, there is limited knowledge of the process through which critical social support at workplaces, such as supportive leadership and co-worker support, affects employees’ ability to cope in challenging situations. This study, underpinned by the theory of conservation of resources and social cognitive theory, examines the role of supportive leadership and co-worker support in employee resilience, and how this may be moderated by work pressures in the context of the Chinese banking industry. Using a sample of 2,025 Chinese banking workers, we tested four hypotheses. Our findings demonstrate that supportive leadership and co-worker support are positively associated with employee resilience. High work pressure moderates the relationship between both supportive leadership and co-worker support and employee resilience, such that the relationship between these conditions is stronger when perceived performance pressure is high. Our study raises important implications for both the theoretical development of employee resilience and for management practices with respect to fostering employee resilience in organisations.  相似文献

This is a report on what predicts the deterioration of affective marital interaction over a 4-year period. Four models were compared for their ability to predict Time-2 dysfunctional marital interaction (a set of reliable predictors of marital dissolution). These four models were: (1) baseline physiology at Time-1; (2) interaction physiology at Time-1; (3) a balance model based on the ratio of positivity to negativity at Time-1; and, (4) cognitions about the relationship operationalized from our coding of the Oral History Interview. All four models predicted Time-2 dysfunctional marital interaction. All four models were also able to predict change, operationalized as predicting Time-2 interaction, controlling for Time-1 interaction, that is, using a covariance regression analysis. The most powerful model in predicting change was the balance ratio model.  相似文献
