The authors proposed a model suggesting that organizational environments supporting high levels of informal supervisor and coworker feedback are associated with lower employee perceptions of organizational politics. Furthermore, these lowered perceptions of politics were proposed to result in higher employee morale (as reflected in job satisfaction and affective commitment) and, through morale, to higher levels of task performance and organizational citizenship. The proposed mediational model was supported with empirical results from 150 subordinate-supervisor dyads sampled across a variety of organizations. Higher quality feedback environments were associated with lower perceptions of organizational politics, and morale mediated the relationships between organizational politics and various aspects of work performance. These findings suggest that when employees have greater access to information regarding behaviors that are acceptable and desired at work, perceptions of politics are reduced and work outcomes are enhanced.  相似文献

The study aimed at identifying the sources of stress, and investigating their effects on job satisfaction and psychological distress among 106 university teachers (86 males, 20 females) from four tertiary institutes in Hong Kong. Another purpose of the study was to examine the moderating effect of locus of control on stressor-strain relationships. A factor analysis of the faculty stressors revealed six factors: recognition, perceived organizational practices, factors intrinsic to teaching, financial inadequacy, home/work interface, and new challenge. A series of stepwise multiple regressions demonstrated that recognition, perceived organizational practices, and financial inadequacy were best predictors of job satisfaction, whereas perceived organizational practices and home/work interface were the best predictors of psychological distress. Further, external locus of control was associated with low job satisfaction and psychological distress. A series of hierarchical moderated regressions demonstrated a moderating effect of locus of control on some of the stressor-strain relationships.  相似文献

With this study we aim to look at potential gains and losses in terms of higher career satisfaction and increased strain levels as a consequence of intraorganisational upward career transitions. Following the idea of a matching principle, we further expected stressors to mediate the relationship between transitions and strain, and resources to mediate the relationship between transitions and career satisfaction. Altogether, N = 581 employees from 11 German organisations filled in an online questionnaire twice, with a time lag of one year. About 20% of the respondents stated having experienced upward transitions. SEM analyses using latent difference scores for the mediators and dependent variables revealed that career transitions are related to increased strain (irritation), but also to higher career satisfaction. Furthermore, specific indirect effects could be shown to link upward career transitions with irritation via elevated time pressure and increased work–home interference. The link between upward career transitions and career satisfaction could be shown to be mediated by increased person–job fit, but not by autonomy. Results are discussed in light of organisational and individual measures in order to increase gains and to reduce losses related to upward career transitions.  相似文献

This investigation examined the relationship of workaholism‐related measures to work satisfaction and career‐progress outcomes. A comprehensive research framework was developed based on previous speculation and research findings to guide selection of variables and data analysis. Five blocks of predictor variables were included: individual demographics, work‐situation characteristics, two antecedents of workaholism (one an individual‐level measure of beliefs and fears; the other an organizational‐level measure of perceived support of work‐personal‐life imbalance), three workaholism components identified by Spence and Robbins (1992), and workaholic job behaviors (eg, hours worked, perfectionism). Work outcomes included job and career satisfaction, future career prospects, and salary increases. Hierarchical regression analysis generally indicated relationships between workaholism‐related measures and work outcomes.  相似文献

Prior research has suggested that occupational stressors may contribute to the etiology, progression, and chronicity of pain problems in workers. This study used anonymous survey methods to assess the prevalence and frequency of self-reported pain symptoms and their relationships to demographic variables, sources of occupational stressors, nonwork stressors and affective distress in a large sample (N2000) of employed career public sector firefighters and paramedics. The findings were consistent with those of previous studies of high strain workers. More than 95% of the firefighter/paramedic sample reported at least one pain complaint (using a 1 week assessment time frame). A hierarchical multiple regression analysis entering demographic, occupational, and nonwork stressors, as well as measures of negative affective states targeting total pain scores, yielded significant relationships. Five occupational stressors were associated with respondent pain complaints. The results also suggest that negative affective states mediated the relationships between work and nonwork variables, and pain complaint outcomes. The implications of these findings for the development of preventive interventions for firefighters and paramedics as well as other emergency service workers are considered.  相似文献

Sexual harassment (SH) has been identified as one of the most damaging and ubiquitous barriers to career success and satisfaction for women. This study meta-analyzed data from 41 studies, with a total sample size of nearly 70,000 respondents, to examine several negative consequences of workplace SH as well as how situational factors may play a role in facilitating these occurrences. SH experiences are associated with negative outcomes such as decreased job satisfaction, lower organizational commitment, withdrawing from work, ill physical and mental health, and even symptoms of post-traumatic stress disorder. In addition, organizational climate for SH figured prominently in facilitating these occurrences.  相似文献

In this article, a 2-dimensional work stressor framework is used to explain inconsistencies in past research with respect to stressor relationships with retention-related criteria. Results of meta-analyses of 183 independent samples indicated that whereas hindrance stressors had dysfunctional relationships with these criteria (negative relationships with job satisfaction and organizational commitment and positive relationships with turnover intentions, turnover, and withdrawal behavior), relationships with challenge stressors were generally the opposite (positive relationships with job satisfaction and organizational commitment and negative relationships with turnover intentions and turnover). Results also suggested that the differential relationships between challenge stressors and hindrance stressors and the more distal criteria (withdrawal behavior and turnover) were due, in part, to the mediating effects of job attitudes.  相似文献

Purpose  To examine the relationship between proactive personality, employee creativity, and newcomer outcomes (i.e., career satisfaction and perceived insider status). Design/methodology/approach   A survey was conducted using a 3-wave longitudinal design with 146 Hong Kong Chinese employees from various organizations. Structural equation modeling was used to test the research hypotheses including the mediation effects. Findings   Proactive personality was positively associated with employee creativity and employee creativity was positively associated with career satisfaction and perceived insider status. In addition, employee creativity fully mediated the relationships between proactive personality and career satisfaction and perceived insider status. Implications   Based on self-reported responses, these data show that newcomers with a proactive personality shape their work environments in part through creative behavior, which in turn leads to feelings of career satisfaction and perceptions of being an organizational insider. Our study’s results also show that employee creativity is positively and significantly related to workers’ career satisfaction and perceived insider status, suggesting that employee creativity can improve employees’ attitudes toward their career and perceptions as valued and contributing organizational insiders. Future research may examine other possible variables that might mediate the relationship between proactive personality and individual outcomes. Originality/value  One of the few studies that have examined the intervening mechanism by which proactive personality leads to employee outcomes and examined the effects of proactive personality on employee outcomes in Asian culture. Abstract

The relationship between work and home-based stressors in predicting burnout symptoms was examined amongst 120 drug and alcohol service employees. Staff who reported high levels of burnout on the Maslach Burnout Inventory across all three scales of Emotional Exhaustion, Depersonalization and Personal Accomplishment were compared with a sample of low burnout employees. High burnout was associated with younger age, larger agency size, high levels of total work stressors, work overload, and daily hassles and a lower level of peer cohesion. Regression analyses revealed that male gender, younger age, work overload, role ambiguity and daily hassles were significant predictors of Emotional Exhaustion. Younger age was also a significant predictor of Depersonalization. Marked differences were found in the way in which males and females responded to work and non-work stressors and the interaction between these variables. For women, a significant interaction was found between total work stressors and home-based stressors in the prediction of Emotional Exhaustion and a trend in this direction was evident for Depersonalization. Low levels of home problems appeared to protect women from the adverse impact of work stressors. The burnout levels of women were relatively unaffected by work stressors, unless home stressors were also high. The level of daily hassles had a direct effect upon symptoms of Emotional Exhaustion, but did not interact with work stressors in predicting Emotional Exhaustion for women. Burnout levels of male employees on Emotional Exhaustion and Depersonalization scales were strongly linked to the level of work stressors and were not predicted by total home stressors nor the interaction between these variables. Symptoms of Emotional Exhaustion in males were predicted by severity of daily hassles, but this variable did not interact with work stressors in predicting Emotional Exhaustion.  相似文献

This study examined the perceptions of career-oriented men and women with respect to their interpersonal work style, career emphasis, supervisory behavior, and job satisfaction based on their current or most recent work experience. The results show that women subjects in this study perceived themselves to be less assertive in work situations and also continued to emphasize home life over their career success and advancement when compared to men. In the context of supervisory behavior, women subjects perceived male supervisors as exhibiting less mentioning behavior towards them and had lower job satisfaction when compared to male subjects under male supervisors in the study. Some implications of these results with respect to training and career management were also discussed.  相似文献

Using longitudinal data (N = 220), we examined the contribution of perceived organizational support and four mindsets of organizational commitment (affective, normative, perceived sacrifice associated with leaving and perceived lack of alternatives) to employee psychological well-being. In order to assess the contribution of support and commitment independently from workplace stressors, we controlled for the effects of role ambiguity, role conflict and role overload. Analyses showed affective organizational commitment to mediate a positive relationship between perceived organizational support and well-being. In addition, perceived organizational support negatively related to perceived lack of employment alternatives which, in turn, was negatively related to well-being. Normative commitment and perceived sacrifice associated with leaving were unrelated to well-being. The implications of these findings are discussed under the lenses of social exchange and conservation of resources theories.  相似文献

The main objective of the present research was to analysis the organizational work and health in call centre. In facts, it proves that this specific professional activity produces so much effects on the level call centre agents (violence, perceived stress, perceived health, musculoskeletal disorder symptoms, intention to quit, satisfaction), that at the organizational level (turnover, lower quality, lowers performances). So, the evolution of the career, the organizational support, the participation in the decisions or the type of management produce a positive effects at the same time, on the worker and the organization (job satisfaction, implication, better real or perceived performances well-being, job involvement, better quality of life, lower turnover or absenteeism…). Lastly, we propose a model of analysis of strain at the work which integrates emotional exhaustion and the depersonalization.  相似文献

This paper describes a longitudinal study exploring the relationship between career decision status and work outcomes (i.e. job satisfaction, organizational commitment and performance) in a group of newly appointed graduates. Graduates employed into similar roles in a large Multinational Consultancy were tracked over 12 months at three time intervals: on appointment; 6 months after appointment and 12 months after appointment. It was concluded that job satisfaction promotes career comfort, decidedness predicts organizational commitment and this relationship is moderated by met expectations, and that neither being decided or comfortable predicts performance. Some evidence was found to suggest that those employees claiming high self-clarity (that is knowledge of their abilities, skills, and personality) were rated as higher performers. It was concluded that career decidedness is still relevant to a contemporary work environment, but that comfort with career decisions and knowledge of self (i.e. self-clarity) has the potential for far greater impact.  相似文献

This study investigated the processes whereby hindrance and challenge stressors may affect work behavior. Three mechanisms were examined to explain the differential effects these stressors have demonstrated: job satisfaction, strains, and work self-efficacy. A model is proposed in which both types of stressors will result in increases in strains, but that job satisfaction is primarily involved in the relationship between hindrance stressors and citizenship behavior, and efficacy is involved in the relationship between challenge stressors and job performance. Although the results generally supported the dual-stressor framework showing meaningful relationships to the work outcomes through the proposed processes, the link between work self-efficacy and job performance was not significant. This model was analyzed using multi-source data collected from 143 employees from a variety of organizational settings. Implications for the conceptualization of stressors and the development of interventions are discussed.  相似文献

The current study tested the hypothesis that experiencing a calling to a particular career would relate positively to work-related outcomes, and that these relations would be mediated by career commitment. Using a sample of 370 employees representing diverse occupations at a Western research university, results supported these hypotheses as calling moderately correlated with career commitment, job satisfaction, and organizational commitment and weakly correlated with withdrawal intentions. Career commitment was found to fully mediate the calling–job satisfaction relation, partially mediate the calling–organizational commitment relation, and act as a suppressor in the relation between calling and withdrawal intentions; calling was associated with somewhat greater withdrawal intentions once a person's level of career commitment was taken into consideration. These results suggest that career commitment may represent a critical link between calling and work-related well-being. Implications for research and practice are explored.  相似文献

This quantitative review explored the political skill construct and its predictive ability across a number of organizational outcomes. First, we extended the Ferris et al. meta‐theoretical framework of political skill. Next, incorporating meta‐analysis, we found political skill is positively related to self‐efficacy, job satisfaction, organizational commitment, work productivity, organizational citizenship behavior (OCB), career success, and personal reputation, and negatively related to physiological strain. Political skill was not significantly related to psychological strain or perceptions of organizational politics. Using meta‐regression and dominance analyses, political skill predicted task performance after controlling for the Big Five personality characteristics and general mental ability. In a test of indirect relationships, our results suggest that personal reputation and self‐efficacy partially mediate the political skill–task performance relationship. Finally, in a post hoc test of political skill dimensions, we found that networking ability, interpersonal influence, and apparent sincerity (but not social astuteness) predicted task performance. Our findings provide a comprehensive assessment of theory and research to date on political skill and extend theoretical foundations to stimulate new inquiry into the operation of this important construct.  相似文献

A group of 83 adolescents with attention deficit hyperactivity disorder (ADHD) were subdivided into those with ADHD alone (n = 27) and those with ADHD and oppositional defiant disorder (ADHD/ODD, n = 56). They were compared to each other and a community control group (n = 77) on measures of family conflicts, family beliefs, maternal adjustment, and observations of mother-adolescent interactions during both a neutral and conflict discussion. Both ADHD groups had more topics on which there was conflict and more angry conflicts at home than control adolescents on parent reports. Only the ADHD/ODD adolescents reported more such conflicts, endorsed more extreme and unreasonable beliefs about their parent-teen relations, and demonstrated greater negative interactions during a neutral discussion than the control teenagers. Similarly, only mothers of the ADHD/ODD teens displayed greater negative interactions during a neutral discussion, more extreme and unreasonable beliefs about their parent-teen relations, greater personal distress, and less satisfaction in their marriages than the mothers in the control group. Most findings for the ADHD only group were between the control group and the group with mixed ADHD/ODD but did not differ from either group. Results imply that it is the combination of ODD symptoms with those of ADHD that is associated with the greater-than-normal conflicts, anger, poor communications, unreasonable beliefs, and negative interactive styles seen in ADHD adolescents. These same characteristics typify their mothers' interactions as well such that both the adolescents' ODD symptoms and maternal psychological distress (hostility) make unique contributions to the degree of conflict and anger in the parent-teen relations of ADHD adolescents.  相似文献

This study explored the contributions of role stressors and personal resources in predicting strain symptoms experienced by 117 professional women employed full-time in academia. Results of multiple regression analyses revealed that, while role stressors alone accounted for only a moderate amount of the variance in reported strain symptoms, 51 % of the variance was explained when both stressors and personal resources were combined. Womend, who experienced higher levels of personal control and social support as well as a greater number of roles occupied reported lower levels of strain symptoms. These results support the use of a transactional model of stress in future multiple role research.  相似文献
