We develop a model in which cognitive and affective trust in the leader mediate the relationship between leader behavior and team psychological states that, in turn, drive team performance. The model is tested on a sample of 191 financial services teams in Hong Kong and the U.S. Servant leadership influenced team performance through affect-based trust and team psychological safety. Transformational leadership influenced team performance indirectly through cognition-based trust. Cognition-based trust directly influenced team potency and indirectly (through affect-based trust) influenced team psychological safety. The effects of leader behavior on team performance were fully mediated through the trust in leader variables and the team psychological states. Servant leadership explained an additional 10% of the variance in team performance beyond the effect of transformational leadership. We discuss implications of these results for research on the relationship between leader behavior and team performance, and for efforts to enhance leader development by combining knowledge from different leadership theories. 相似文献

The study investigated the relationship between workplace trust, psychological ownership and turnover intent within a South African professional services organisation. A cross-sectional quantitative survey design was used to collect data from a purposive sample (n = 302) of skilled, highly skilled and professional employees in a professional services industry. The participants completed the Psychological Ownership Questionnaire, Workplace Trust Survey, and Turnover Intentions Scale. The results from structural equation modelling (SEM) suggest psychological ownership to be significantly related to workplace trust (positively) and turnover intent (negatively). In addition, the findings indicate psychological ownership to fully mediate the relationship between workplace trust and turnover intent. By implication, work environments that fostered workplace trust would increase the level of psychological ownership that employees’ experienced, which, in turn, would reduce employees’ intent to leave their workplace. 相似文献

We examined the relations for hairstylists between trust and routine and creative performance and the extent to which these service employees trust their supervisors and customers. We also investigated whether psychological safety mediated these trust–performance relations. Results suggested that trust in supervisors and trust in customers made significant, independent, and joint contributions to employees' creative performance; however, only trust in supervisors was related to routine performance. Moreover, psychological safety mediated the trust in supervisor–performance links, but did not mediate the trust in customer influence. 相似文献

We examined when and why focal employees' creativity-related conflict with coworkers is related to their individual job performance. As hypothesized, a survey among 113 employees in 14 manufacturing work groups showed that creativity-related conflict with coworkers escalates into dysfunctional relationship conflict when focal employees have low rather than high trust in those coworkers. In its turn, relationship conflict with coworkers was found to be negatively associated with focal employees' individual job performance when they lack support from their supervisor. Finally, the indirect effect of creativity-related conflict on job performance through relationship conflict was found to be significant when both the first stage moderator of coworker trust and the second stage moderator of supervisory support were low rather than high. 相似文献

There is growing theoretical recognition in the organizational justice literature that an organization's treatment of external parties (such as patients, community members, customers, and the general public) shapes its own employees’ attitudes and behavior toward it. However, the emerging third‐party justice literature has an inward focus, emphasizing perceptions of the treatment of other insiders (e.g., coworkers or team members). This inward focus overlooks meaningful “outward” employee concerns relating to how organizations treat external parties. We propose a relational response model to advance the third‐party justice literature asserting that the organization's fair treatment of external parties sends important relational signals to employees that shape their social exchange perceptions toward their employer. Supporting this proposition, in two multisource studies in separate healthcare organizations we found that patient‐directed justice had indirect effects on supervisory cooperative behavior ratings through organizational trust and organizational identification. 相似文献

The relationships among asymmetry in task dependence, perceived helping behavior, and trust 总被引:1,自引:0,他引:1
Social relations analyses involving 132 working relationships among 60 individuals from 29 teams revealed that an increase in a team member's task dependence on another team member was associated with higher levels of perceived help from and interpersonal trust in that specific team member, provided the other member was highly task dependent on the focal member. The degree to which an actor perceived a relationship with a partner to be helpful partially mediated the relationship between task dependence and trust. These findings highlight the importance of attending to asymmetries in task dependence and provide valuable insights into mechanisms that can explain the development of trust in organizational work teams. 相似文献

目前普遍认为员工在职场中的真诚有助于该员工与同事建立良好的关系。本研究提出员工真诚对同事关系的影响很可能积极和消极并存, 其作用效果取决于员工与同事之间的共事时间。基于社会渗透理论并整合归因的文献, 本研究认为同事怀疑和同事信任是员工真诚影响同事关系的关键中介机制。为检验本研究理论模型假设, 采用轮询问卷法(round-robin survey)和实验法分别开展两个独立调研。结果发现:在共事时间较短的情况下, 员工真诚会引发同事怀疑降低同事信任, 减少人际帮助并增加人际排斥。在共事时间较长的情况下, 员工真诚则有助于打消同事怀疑增加同事信任, 增多人际帮助并减少人际排斥。通过引入共事时间作为调节变量, 本研究发现员工真诚对同事关系的影响由消极转化为积极需要经过足够长时间的共事才能实现。 相似文献

The growth of crowdsourced platforms for consumer products has opened many interesting research questions on the impact of consumers participating in such crowdsourced work. In this paper, we focus on consumers' psychological ownership of the crowdsourced product and the role it plays in the relationship between consumer work and consumer citizenship. Further, drawing on social comparison theory, we show that consumers' perceived amount of work relative to others is a boundary condition for this explanation. Although employee trust in leaders has garnered substantial empirical research, trust between coworkers has been virtually ignored. Extending the work of D. L. Ferrin, K. T. Dirks, and P. P. Shah (2006), the authors examined the role of group leaders, an influential third party in the workplace, on coworker trust formation. The correlates of the extent to which coworkers trust one another were examined in an investigation of 146 members of 32 work groups representing 4 diverse organizations. In this study, which utilized full network data, coworker trust was operationalized as in-degree centrality in the trust network. Controlling for relational demography and coworker helping behaviors, the authors found, as hypothesized, that coworkers tended to place more trust in fellow coworkers who were also trusted by the teams' formal leaders than in coworkers who were less trusted by leaders. In addition, consistent with the social information processing theory, support was found for the hypothesis that the relationship between leaders' trust and coworker trust is stronger when group performance is poor. 相似文献

Current theorists on the psychology of possession highlight control as an important route in the development of feelings of ownership. In the present article, the authors hypothesized that the extent to which individuals experience control over their job and work environment is positively associated with feelings of ownership for their job and the organization. The authors used supervisory report data on work environment structure and self-reports on experienced control and psychological ownership to test for the mediating effects of experienced control in the relationship between the work environment structure and psychological ownership. The authors found that experienced control mediates the relationship between 3 sources of work environment structure--technology, autonomy, and participative decision making--and psychological ownership of the job and (to a lesser extent) the organization. This study identifies the impact of individual and organizational factors on employee’s relational and transactional psychological
contract. The study also investigates the effects of psychological contract on innovative work behavior and psychological
ownership. The sample consisted of 307 employees working in four organizations in India. The results show that while creditor
ideology predicted relational psychological contract, perceived organizational support emerged as the predictor of both relational
and transactional contract. In terms of the outcomes of psychological contract, while transactional psychological contract
emerged as a significant predictor of psychological ownership as well as innovative work behavior, relational psychological
