情境相关性及其对“特质-工作结果”的调节作用   总被引:1,自引:1,他引:1  
情境相关性是指当情境能够对个体表达特质提供相关行为的线索时, 该情境即具有相关性, 它和情境强度共同组成特质激活的潜能, 并在工业组织心理学中逐渐受到广泛关注。基于情境相关性有研究提出情境维度说, 建立特质激活与评估模型。受到情境中相关线索激活, 特质表达为工作行为。在与不同水平各个维度的线索相一致时, 工作行为被评估为工作绩效。研究表明, 情境调节变量可以在3个水平提供特质激活线索, 调节“特质&;#8722;工作结果”关系, 如任务水平的工作控制、群体水平的领导行为以及组织水平的领导&;#8722;成员交换(LMX)关系等。情境相关性研究在人才选任、绩效管理、改善生产等方面起到积极作用。  相似文献

Evidence for situational specificity of personality-job performance relations calls for better understanding of how personality is expressed as valued work behavior. On the basis of an interactionist principle of trait activation (R. P. Tett & H. A. Guterman, 2000), a model is proposed that distinguishes among 5 situational features relevant to trait expression (job demands, distracters, constraints, releasers, and facilitators), operating at task, social, and organizational levels. Trait-expressive work behavior is distinguished from (valued) job performance in clarifying the conditions favoring personality use in selection efforts. The model frames linkages between situational taxonomies (e.g., J. L. Holland's [1985] RIASEC model) and the Big Five and promotes useful discussion of critical issues, including situational specificity, personality-oriented job analysis, team building, and work motivation.  相似文献

Drawing upon the career construction theory and the trait activation theory, the present study first aims to uncover the interactive effect of core self-evaluation (CSE) and ethical leadership on career adaptability. In addition, the authors examined how career adaptability mediates the interaction effect of CSE and ethical leadership on organizational citizenship behavior (OCB). Two-wave data from 156 employees were collected in a manufacturing company over a one-month interval. Results showed that ethical leadership moderated the relationship between CSE and career adaptability. Specifically, the positive relationship between CSE and career adaptability was stronger when ethical leadership was low. Moreover, career adaptability mediated the relationship between CSE and OCB, and ethical leadership moderated this indirect relationship. We discuss implications for career adaptation and organizational effectiveness.  相似文献

Data from a randomized experimental study were used to examine whether the dispositions of negative affectivity (NA) and positive affectivity (PA) moderated the relationships between task enrichment, task perceptions (job scope), and task satisfaction. Participants performed tasks that were low, moderate, or high in terms of enrichment. Results of regression analyses show that the task-enrichment manipulations explained a greater proportion of variance in job scope and task satisfaction than did the dispositions. Furthermore, PA, but not NA, moderated the relationship between task enrichment and job scope. Consistent with previous theory and research, our findings suggest that dispositions may play a role in individuals' perceptions of situational characteristics, but only when such characteristics are ambiguous.  相似文献

To illustrate the importance of facet-level investigations in predicting organizational outcomes and the need for more primary studies on this topic, we conducted a meta-analysis that took an exploratory look at differential relationships among 7 organizational criteria and Openness traits varying in breadth. Nine Openness predictors—the global dimension, 2 aspects (intellect and culture), and 6 facets (intellectual efficiency, ingenuity, curiosity, aesthetics, tolerance, and depth)—were examined in relations with various organizational criteria such as traditional performance outcomes (task performance, contextual performance, counterproductive work behavior), turnover, leadership effectiveness, training performance, and adaptive performance. Our results support the idea that Openness facets could exhibit differential validity for many organizational outcomes.  相似文献

The goal of this article was to investigate the mechanisms through which personality relates to task performance. We argue that perceptions of work pressure and task complexity trigger momentary levels of neuroticism (i.e., state neuroticism) and that these momentary levels of neuroticism predict momentary task performance. Moreover, we hypothesized that the relationship between momentary job demands and state neuroticism is moderated by trait neuroticism. To test this model, we conducted an event reconstruction study and a day reconstruction study. The results revealed that trait neuroticism indeed moderated the momentary job demands–state neuroticism relationship, and in three out of four cases state neuroticism was found to mediate the relationship between momentary job demands and momentary task performance. From a practical point-of-view our results suggest that employees’ task performance can be improved by enhancing the way in which individuals perceive job demands. This strategy would be particularly helpful for individuals for whom the momentary job demands–state neuroticism relationship is the strongest (i.e., employees high in trait neuroticism).  相似文献

Although the interactionist approach has been applied to understanding situational influences on the expression of personality at work, examination of within‐person variation in personality trait expression in the workplace is lacking. Using experience sampling methodology, this study examined the moment‐to‐moment influences of situational characteristics on personality states (i.e., situational contingencies) during social interactions on 56 customer service employees over 10 days at work. At the within‐individual level, state Conscientiousness was associated with the immediacy of the task, and state Extraversion and Agreeableness were associated with the friendliness of the other party in the interaction. At the between‐individual level, self‐monitoring did not moderate the associations between situational characteristics and personality states but predicted the mean level of state Conscientiousness at work over and above trait Conscientiousness. Contrary to expectations, the relationship between state Extraversion and friendliness was weaker in customized service jobs than in noncustomized ones.  相似文献

Despite the increasing interest in specific forms of proactive employee behavior in domains such as career development and organizational change, little research has investigated proactive behavior in the realm of customer service. Based on a review of the literatures on proactive behavior, customer service, and job performance, this study investigated relationships between a relevant set of individual and situational predictor variables and proactive customer service performance (i.e., individual service employees' self-started, long-term-oriented, and persistent service behavior that goes beyond explicitly prescribed requirements). Field survey data from 186 supervisor-subordinate dyads working in a large financial services organization demonstrated that proactive service performance, as rated by supervisors, was factorially distinct from prescribed task performance. Multiple regression analysis revealed that proactive service performance was significantly and positively associated with employee ratings of trait personal initiative, affective organizational commitment, task complexity, and participative leadership. The task and leadership variables explained incremental variance in proactive service performance beyond the individual predictors.  相似文献

The literature is inconclusive about the positive and negative effects of performance approach goal orientation (PAGO) (i.e., a focus on demonstrating high performance and outperforming others) on creativity. To address this issue, this study examines when and how PAGO stimulates or hinders employee creativity. Drawing on trait activation theory and a self‐regulatory perspective, we propose that outcome instrumentality (i.e., the perception that one will receive desired organizational outcomes when performing well) moderates the effects of PAGO on task persistence bidirectionally, which, in turn, facilitates or hinders employee creativity. Results based on a two‐wave, multi‐source field survey provided strong support for our hypotheses. We found that the relationship between PAGO and task persistence was positive when outcome instrumentality was high but became negative when outcome instrumentality was low. Moreover, we found a moderated mediation effect, such that the indirect effect of PAGO on creativity through task persistence was positive when outcome instrumentality was high but negative when outcome instrumentality was low. These findings extend the PAGO literature by elucidating the goodness and badness of PAGO and provide practical implications on how to manage performance approach‐oriented employees to capitalize on their creative potentials and minimize the possible detrimental effects of PAGO on creativity.  相似文献

Previous research has indicated that individuals respond differently to difficult tasks, depending on whether the situational factors surrounding the task make the individual perceive it as a challenge or a threat. Distinct response patterns between these two stress responses have been identified and vary based on an individual’s personality traits. In keeping with this research, the current study examined how performance pressure-induced threat impacts the relationship between trait approach motivation and prefrontal cortex activation utilizing a simple line bisection task. Participants completed line bisection tasks before and after performing a difficult motor skill task under pressure intended to provoke a threat-based response. As expected, individuals with high levels of trait approach motivation showed a rightward line bisection bias at pretest absent in participants with low levels of trait approach motivation. However, in contrast to previous studies utilizing more challenge-based tasks that report consistent rightward line bisection bias in high approach motivation populations, the current study identified a shift towards a leftward line bisection bias after the study task. The results suggest that the inability to succeed under pressure caused high trait approach participants to temporarily lose their approach orientation due to threat response.  相似文献

根据社会交换理论和人与情境互动理论,研究探讨了个人-组织匹配对员工组织公民行为的影响机制。通过对12家餐饮连锁店225位员工进行的问卷调查,结果表明:个人-组织匹配正向预测组织公民行为,员工工作敬业度在两者关系中起中介作用;此外,分别作为情境因素和个体因素的主管支持、员工主动性人格对个人-组织匹配与组织公民行为之间的关系具有调节作用。主管支持的程度越高,个人-组织匹配与组织公民行为的正向关系更强;而对于高主动性人格的员工,个人-组织匹配与组织公民行为之间的正向关系反而更弱。  相似文献

In this study we examined relationships between trait affectivity and work performance. However, because trait affectivity is believed to operate primarily outside awareness, we assessed it using techniques designed to measure content at explicit  and  implicit levels. Although results were consistent across the explicit and implicit measures (i.e., positive affectivity was positively related to task performance and citizenship behavior, whereas negative affectivity was negatively related to task performance and positively related to counterproductive behavior), the implicit measure predicted greater proportions of variance in supervisor-rated criteria and did so incremental to the explicit measure. We discuss the implications of these results for theory and practice, and highlight the potential usefulness of implicit measures for applied research.  相似文献

The objectives of this study were to examine whether the temporal Doppler effect exists in different time intervals and whether certain individual and environmental factors act as moderators of the effect. Using hierarchical linear modeling, we examined the existence of the temporal Doppler effect and the moderating effect of future orientation among 139 university students (Study 1), and then the moderating conditions of the temporal Doppler effect using two independent samples of 143 and 147 university students (Studies 2 and 3). Results indicated that the temporal Doppler effect existed in all of our studies, and that future orientation moderated the temporal Doppler effect. Further, time interval perception mediated the relationship between future orientation and the motivation to cope at long time intervals. Finally, positive affect was found to enhance the temporal Doppler effect, whereas control deprivation did not influence the effect. The temporal Doppler effect is moderated by the personality trait of future orientation and by the situational variable of experimentally manipulated positive affect. We have identified personality and environmental processes that could enhance the temporal Doppler effect, which could be valuable in cases where attention to a future task is necessary.  相似文献

According to attentional control theory (ACT; Eysenck et al. in Emotion 7(2):336–353, 2007) anxious individuals recruit motivation on demanding tasks, which helps prevent performance shortfalls. We used a quasi-experimental design to examine the relationship between trait anxiety (operationalised using questionnaire scores), situational stress (manipulated using ego threat instructions) and motivation (indexed using a self-report goal-commitment scale) in predicting effectiveness (accuracy) and efficiency (accuracy divided by RT) on the reading span task. After controlling for depression, the variables were not related to effectiveness; however there was a significant trait anxiety × goal-commitment interaction on reading span efficiency. Higher trait anxiety predicted better efficiency at higher goal-commitment, and poorer efficiency at lower goal-commitment, and these relationships were independent of situational stress. Results are interpreted in terms of ACT.  相似文献

To investigate interpersonal theory, the authors examined the social behavior of 112 previously unacquainted male-female pairs collaborating on a joint task. Structural equation modeling analyses provided clear evidence of complementarity: In addition to trait affiliation and dominance both predicting situational behavior, each interaction partner's behavior influenced the other's in accordance with the theory, eliciting similar levels of affiliation and opposite levels of dominance. There were also clear biases related to participants' interpersonal traits: When behavior, as indexed by observers, was held constant, more trait affiliative participants tended to view themselves and their partner as warmer during the interaction; likewise, more trait dominant participants perceived themselves to act more dominantly than they actually did. How do people with high trait self-control achieve their success? This research aimed to investigate beliefs about emotion utility as a potential mechanism. Specifically, because beliefs about the utility of emotions predict emotion regulation and successful performance, we investigate the hypothesis that trait self-control influences beliefs about the utility of emotions for self-control. Two preregistered studies examined whether beliefs about the utility of emotions in everyday self-control situations varied depending on the person (trait self-control) and the situation (initiatory or inhibitory self-control). Our key finding was that people considered positive emotions more useful for self-control than negative emotions. This effect was also moderated by situational and individual factors, such that positive emotions were considered especially useful by participants with high trait self-control and in situations requiring initiatory self-control (with the opposite effect for negative emotions). This research suggests a potential role for instrumental emotion regulation in self-control success.  相似文献

We extend prior research by examining whether, and how, applicant–employee fit in the personality traits of conscientiousness, agreeableness, and extraversion affect organizational attractiveness. We test hypotheses based on similarity‐attraction theory and trait activation theory. Results from two studies indicate that applicants high in valued traits are more attracted to organizations when employees are more similar to them in those personality traits, whereas employees’ trait levels do not affect attraction for applicants low in valued traits. The effects of objective applicant–employee fit in personality on attractiveness were mediated by perceived applicant–employee fit. The pattern of the observed applicant–employee fit interactions was best predicted by trait activation theory and, thus, provide an important extension to similarity‐attraction theory.  相似文献

经典动机理论认为高期望能提高绩效水平,本研究结合调节定向理论进一步回答这种效应"何时"存在或"如何"产生的问题。研究1通过测量期望水平、并用任务框架操作调节定向,检验了情景启动的调节定向对期望与行为间关系的影响;研究2采取更严格的被试内设计通过任务难度操作期望,考察了作为个体长期差异的调节定向的作用。结果表明:①调节定向调节成功期望与绩效之间的关系:对于促进定向,成功期望与绩效正相关;对于预防定向,期望与绩效相关不显著。②动机可以部分解释调节定向与期望的交互作用机制:高水平的成功期望会提高促进定向个体的动机强度,进而产生高的绩效结果;其对预防定向个体的动机强度的影响不显著。  相似文献
