The current two-sample investigation, which incorporated Conservation of Resources (COR) and Person-Environment (P-E) fit theories, investigated the interaction effects of felt accountability × P-E fit on the work outcomes of job satisfaction, organizational commitment, depressed mood, and work intensity. Consistent with the conceptual underpinnings of felt accountability as either a threat or opportunity, satisfaction, work intensity, and organizational commitment increased in settings possessing both heightened answerability and high levels of P-E fit. Further, individuals reported a reduction in depressed mood when heightened accountability was coupled with high P-E fit perceptions. These findings were consistent across samples providing evidence of generalizability. Implications, strengths and limitations, and directions for future research are discussed.  相似文献

Authenticity at work refers to the extent to which a worker feels in touch with their true self while at work. At first sight this concept seems to overlap with the concept of person-environment (P-E) fit, that is, the degree to which an individual experiences good fit with their work environment. Drawing on a sample of 867 Dutch gifted workers, structural equation modeling was used to investigate (i) whether authenticity at work and P-E fit can be distinguished, and (ii) how authenticity at work and P-E fit were associated with employee well-being. As expected, confirmatory factor analysis revealed that authenticity at work and P-E fit were distinct from each other. Moreover, the mediated effect of authenticity at work was stronger for two negative forms of well-being (burnout and boredom) than for two positive forms of well-being (work engagement and job satisfaction). The theoretical and practical implications of these findings are discussed, especially focusing on the distinction between authenticity and P-E fit.  相似文献

The current study first longitudinally examines the validity of person-environment (P-E) RIASEC congruence, adopting a job analytic method to assess the environment and using P-E difference scores to compute congruence, to predict a range of intrinsic career outcomes—including job satisfaction, skill development, work involvement, and perceived stress—in a sample of 401 college seniors involved in the labor market. Second, the incremental validity of an alternative conceptualization of the P component (i.e., the Five-Factor Model of personality [FFM]) is examined over and beyond RIASEC congruence scores. Congruence across RIASEC types significantly predicted job satisfaction and skill development, but FFM traits significantly and substantially contributed to the prediction of all intrinsic career outcomes. Finally, a person-centered perspective to P-E questions is introduced, demonstrating that cluster analysis of individuals' FFM scores resulted in two clusters (i.e., internalizers/externalizers and resilients) showing very different positions on the labor market and reporting differing initial career outcomes. It is concluded that RIASEC P-E fit congruence studies should be complemented with FFM assessment to increase predictive validity. Applications of an FFM-based, person-centered approach in I/O and P-E fit research and practice are discussed.  相似文献

This study attempted to increase the size of the correlation between person-environment (P-E) fit and job satisfaction by rescaling the instrumentation of the Theory of Work Adjustment using the Bradley-Terry-Luce method and a probability-based fit index. This approach worked as well as, but failed to outperform, the currently used correlation-based fit index. However, a probability-based fit index offers the advantage of being intuitively easier to understand than a correlation-based index. The very high correlation between the correlation-based fit index and the probability-based fit index suggests that both assess the same construct. It is argued that, considering the restriction of range common to all assessments of job satisfaction, the correlation between fit index and job satisfaction may not represent an upper limit, but rather a lower bound of the relationship between P-E fit and job satisfaction.  相似文献

This study employed a person-environment (P-E) fit approach to explaining volunteer satisfaction, affective commitment, and turnover intentions. It was hypothesized that personality fit would explain additional variance in volunteer affective outcomes above and beyond motives to volunteer. This hypothesis was supported. Personality fit but not culture fit was related to satisfaction and affective commitment. Volunteer turnover intentions were predicted by gender and by social and values motives. The implications of the results are discussed with respect to the two literature domains that were combined in this study: the functional approach to volunteerism and P-E fit theory. Functional approaches to volunteerism and paid work should be more strongly linked to each other in future research. Moreover, P-E fit theory should be extended by including conditional determinants that moderate P-E fit effects.  相似文献

The measurement of person-environment (P-E) fit and the relationship of fit and job satisfaction are described, illustrated, and evaluated from the perspective of the Theory of Work Adjustment. The construct of correspondence is explicated in terms of statistical measures and applied to the prediction of job satisfaction. Two studies are reported. Using 19 statistical indices across six occupational groups, study 1 examined the issues of commensurate measurement and representations of the correspondence and satisfaction relationship. Results provided evidence for commensurate structures and directional interpretations of needreinforcer correspondence. Study 2 evaluated the relationship of four correspondence indices and job satisfaction with 225 adult vocational counseling clients in 98 different occupations 1 year after initial contact. The findings indicated that the correspondence and satisfaction relationship was moderated by profile component, type of reinforcer profile, and client's sex. Overall, the results show that the best statistical indices for assessing correspondence seem to be measures of profile shape, which explain 3 to 30% of the variance in satisfaction. Implications for commensurate measurement and for the operational and theoretical development of the concept of correspondence are discussed.  相似文献

Psychological acceptance (acceptance) and emotional intelligence (EI) are two relatively new individual characteristics that are hypothesised to affect well-being and performance at work. This study compares both of them, in terms of their ability to predict various well-being outcomes (i.e. general mental health, physical well-being, and job satisfaction). In making this comparison, the effects of job control are accounted for; this is a work organisation variable that is consistently associated with occupational health and performance. Results from 290 United Kingdom workers showed that EI did not significantly predict any of the well-being outcomes, after accounting for acceptance and job control. Acceptance predicted general mental health and physical well-being but not job satisfaction, and job control was associated with job satisfaction only. Discussion focuses on the theoretical and applied implications of these findings. These include support for the suggestion that not controlling one's thoughts and feelings (as advocated by acceptance) may have greater benefits for mental well-being than attempting consciously to regulate them (as EI suggests).  相似文献

Results from this study show that in a sample of 332 German managers a Type A personality and an External locus of control are associated with greater perceived levels of stress (particularly in terms of inter-personal relationships), lower job satisfaction and a poorer physical and mental health than that of managers with a type B personality and an Internal locus of control. The magnitude of main effect size is substantially larger than the interaction terms (Type A×Locus of Control). There is no evidence to support a significant effect of a Type A×Locus of Control interaction on either of the health outcome measures (physical and psychological health), but there is some evidence of an interaction with work satisfaction outcomes (job satisfaction and organizational satisfaction). Those with an External locus showed significantly lower levels of work satisfaction, especially when this characteristic was combined with a Type A personality. It appears that negative health consequences may outweigh the superficial attractiveness of the type A personality in a managerial position, particularly when this trait is coupled with a more external locus of control.  相似文献

This study assessed the longitudinal relationship between perceived fit (i.e., person–organization fit, person–job fit) and affect‐based variables (i.e., job satisfaction, negative affect, positive affect) using momentary (i.e., within‐person level) and stable (i.e., between‐person level) assessments of both sets of variables. In doing so, we tested 3 theoretical models of the perceived fit and work affect relationship (i.e., fit preceding affect; affect preceding fit; reciprocal fit–affect relations) to determine (a) the antecedents and consequences of fit perceptions, (b) whether fit perceptions exhibit meaningful within‐person variability, and (c) if direct fit perceptions are simply the result of affect/job satisfaction at work or can influence such work experiences. In addition, we examined whether the relationships between affect/job satisfaction and fit perceptions were homologous (i.e., similar) across the 2 levels of analysis (i.e., within‐person and between‐person). Results indicated that fit primarily preceded affect and job satisfaction at both levels of analysis, though some specific relationships exhibited reciprocal causality and others supported affect as an antecedent of fit perceptions. Our findings paint a complex picture of the causal relationship between perceived fit and work affect.  相似文献

Investigations of the causal relationship between organizational commitment and job satisfaction have yielded contradictory findings. Little empirical research has looked at this complex relationship in the context of work effort. The purpose of this study was to determine how these variables interact in the service environment. Using a sample of 425 employees in two service organizations, the author tested two structural equation models. The hypothesized model with organizational commitment as a moderator between job satisfaction and service effort fit better than a model with job satisfaction as moderator did. Investigations of the causal relationship between organizational commitment and job satisfaction have yielded contradictory findings. Little empirical research has looked at this complex relationship in the context of work effort. The purpose of this study was to determine how these variables interact in the service environment. This study is the first to test the mediating roles of three person-environment (P-E) fit variables (i.e., person-major fit, person-university fit, and person-society fit), in the relationship between core self-evaluation and life satisfaction. Data from 794 Chinese university students were analyzed using structural equation modeling. Results supported a partial mediating effect for all three P-E fit variables on the relationship between core self-evaluation and life satisfaction. Person-major fit and person-university fit partially mediated the relationship between core self-evaluation and person-society fit. Additionally, person-society fit partially mediated the relationships of life satisfaction with person-major fit and person-university fit. The findings reveal the complicated mechanisms underlying the influence that core self-evaluation has on life satisfaction and suggest important implications for future research.  相似文献

The present study examined the role of social support and locus of control as determinants of job satisfaction and as moderators of the job stress—job satisfaction relationship. Support from a variety of sources focusing on problems at work was found to be stress buffering for internals whereas supervisory support was directly related to job satisfaction for externals. Type of support (integration) was associated with job satisfaction depending on perceptions of locus of control. In addition, different dimensions of locus of control (internal, external-chance, external-powerful others) had differing effects on job satisfaction independent of levels of social support. It is concluded that the buffering effect of social support may be applicable to job stress only when that support is content specific (issues at work) and individuals receiving such support believe they can impact their outcomes (internals on locus of control). The implication of these findings are discussed in terms of practical application in work organizations.  相似文献

The current study investigated the impact of job stressors on well‐being from the perspective of person‐environment fit. Based upon a 288‐case sample from six organizations, we found that the actual and preferred career advancement themselves and their second‐order (curvilinear) combinations jointly predicted job satisfaction, mental well‐being, and turnover intention. Also, the actual and preferred quality of relationships at work and their second‐order (curvilinear) combinations jointly predicted job satisfaction, mental and physical well‐being, and turnover intention. Organizational behavior literature has not typically viewed person-environment (P-E) fit as an outcome of change. Whereas the study of antecedents to employees' fit with their work environment has largely been restricted to the selection and socialization of newcomers, this study examines individuals' perceptions of changes in P-E fit in relation to organizational changes occurring in 34 different organizational work units. Results suggest that the relationships between organizational change and perceived changes in fit are best understood as interactions between the characteristics of the change process, the extent of change, and individual differences. Both age and mastery orientation related to perceived changes in P-E fit through interactions with aspects of the change process.  相似文献

Income is only weakly associated with both subjective well-being (SWB) and job satisfaction in the United States, a surprising finding in light of the importance placed on financial status in capitalistic societies. To explore this further, the authors examined intrinsic and extrinsic work orientations as potential moderators of the effects of financial compensation on SWB and job satisfaction. Master's of business administration students (N = 124) completed measures of work orientation and, 4 to 9 years later, reported their current salary, SWB, and job satisfaction. As predicted, individuals high in extrinsic orientation experienced higher SWB and job satisfaction to the degree that they earned more money, whereas those high in intrinsic orientation were lower on SWB at higher income levels. These findings are discussed in terms of the Values as Moderators Perspective of SWB and Cognitive Evaluation Theory.  相似文献

This study built on previous exploratory research (S. M. Jex & D. M. Gudanowski, 1992) that examined both self-efficacy and collective efficacy as moderators of stressor-strain relations. Based on survey data collected from 2,273 U.S. Army soldiers representing 36 companies, it was found that both self- and collective efficacy moderated the relationship between stressors and strains. Multilevel random coefficient model results revealed that respondents with strong self-efficacy reacted less negatively in terms of psychological and physical strain to long work hours and work overload than did those reporting low levels of efficacy. In addition, respondents with high levels of self-efficacy responded more positively in terms of job satisfaction to tasks with high significance than did those with low efficacy. The results also revealed that group-level collective efficacy moderated the relationship between work overload and job satisfaction and between task significance and organizational commitment. Limitations of the study and implications of these findings are discussed.  相似文献

Ergonomics is an important workplace practice. Experienced stress in the workplace manifests itself in poor physical and mental health, and is associated with numerous negative personal and organizational outcomes. This study examines ergonomics and ergonomic training and their potential to reduce dysfunctional personal and work outcomes; specifically, job induced‐tension and job dissatisfaction directly and through perceptions of person–environment fit and perceptions of control. Quantitative and qualitative findings indicate positive relationships between ergonomic design and ergonomic training with perceptions of person–environment fit and control. Person–environment fit and control fully mediated the relationship between training satisfaction (component of ergonomic training) and job dissatisfaction, while partially mediating the relationship between work‐area design (a component of ergonomic design) and job‐induced tension.  相似文献
