This research proposes a two-dimensional measure of engagement for professionals in technically-oriented workgroups. It examines the relationship of their engagement to five workgroup outcomes: innovation, performance, satisfaction with the organization, career success, and intentions to stay. Three studies are reported involving: (1) a random sample of 123 workgroups and 1351 self and reports by others of professionals employed by a Fortune 100 company, (2) a panel study of 1024 of the study one professionals four months later, and (3) the replication of results with 827 professionals across three cultures. The results support felt engagement and behavioral engagement as distinct constructs that can be measured by both a self-report and assessments by others of workgroup engagement. The relationship of engagement to workgroup innovation, performance, satisfaction with the organization, career success, and intentions to stay generalized across four countries and cultures: U.S./North America, The Netherlands/Europe, Argentina, and India. Felt engagement was the best predictor of affective outcomes and intentions to stay when all variables were measured concurrently. Behavioral engagement was the best predictor of workgroup performance concurrently and over time. This research indicates that the two dimensions of engagement are important aspects of vocational adjustment for the success of professionals in technically-oriented workgroups. Implications for future research are to consider multiple dimensions of engagement, clearly define the population and setting for engagement, and to study engagement as a dynamic experience that warrants ongoing management and workgroup attention.  相似文献

Narcissism is a personality trait that has potentially important effects on career development outcomes, yet empirical research on this issue is sparse. The present study explored the relationships between narcissism and two indicators of career success (i.e., salary and career satisfaction) among a group of young professionals (N = 314). We assessed a model proposing that the effect of narcissism on career success is mediated by increased occupational self-efficacy beliefs and career engagement. While correlations between narcissism and the two indicators of career success were minimal, the results showed a significant indirect effect on salary via occupational self-efficacy and indirect effects on career satisfaction via self-efficacy and career engagement. We discuss the results regarding insights into why narcissism may lead to career success.  相似文献

Drawing on career construction theory, this study examined the relationship between calling and work engagement and subjective career success (i.e., career satisfaction) and the mediating role of career adaptability with a sample of 832 Chinese employees. Results from a time-lagged survey study showed that: (1) calling (measured at time 1) positively related to an employee's career adaptability, work engagement, and career satisfaction (measured at time 2), and (2) career adaptability mediated the relationship between calling and work engagement and career satisfaction. Based on the findings, theoretical and practical implications of this study and directions for future research are discussed.  相似文献

Objective: The aim of the study was to explore the possible indirect effect of subjective career success on the relationship between work–family enrichment and job satisfaction and work–family enrichment and work engagement. Method: A cross-sectional, quantitative research design approach was followed using a convenience sample (N = 334). Results: Results revealed that work–family enrichment was not only positively related to subjective career success, job satisfaction and work engagement, but also predictive of the mentioned constructs. Furthermore, subjective career success was found to indirectly effect the relationship between work–family enrichment and job satisfaction and work engagement. Conclusion: Using the resource-gain-development framework, new insights are provided into the processes and mechanisms relating to work–family enrichment. Our findings suggest that resources are creating positive affect in not only the work and career domains of employees, but also leading to more engaged and satisfied employees. (i.e., the indirect effect of subjective career success). Organisations can benefit when they enhance work environments (e.g., by providing relevant resources) to promote work–family enrichment and, by implication, subjective career success and positive work outcomes such as job satisfaction and work engagement.  相似文献

This two‐study paper examines the detrimental impact of workgroup mistreatment and the mediating role of perceived rejection. In Study 1, perceived rejection emerged as a mediator between workgroup mistreatment and depression, organization‐based self‐esteem, organizational deviance, and organizational citizenship behaviors. In Study 2, the role of organizational norms was examined. Employees who experienced supportive organizational norms reported lower levels of perceived rejection, depression and turnover intentions, and higher levels of organization‐based self‐esteem and job satisfaction. Employees in the supportive norms condition reported that they were more likely to seek reconciliation after experiencing mistreatment than those who experienced low support. Perceived rejection also emerged as a mediator. Results, practical implications, and future research directions are discussed.  相似文献

Two studies provide evidence that Latins (i.e., Mexicans and Mexican Americans) are guided by a concern with socioemotional aspects of workplace relations to a far greater degree than are Anglo-Americans. The focus on socioemotional considerations results in Latins having a relatively greater preference for workgroups having a strong interpersonal orientation. Preferred relational style had a far greater impact on preferences for workgroups and judgments about their likely success than did the ethnic composition of the workgroups for both Latins and Anglo-Americans. Evidence that the two groups differ markedly in relational schemas comes from examination of suggestions about how group performance could be improved, judgments about whether a focus on socioemotional concerns necessarily entails a reduction in task focus, and recall for socioemotional aspects of workgroup interactions. Implications for the dynamics of intercultural contact are discussed.  相似文献

Objective and subjective career success were hypothesized to mediate the relationships between sociodemographic variables, human capital indices, individual difference variables, and organizational sponsorship as inputs and a retirement decision and intentions to leave either the specialty of emergency medicine (EM) or medicine as output variables. Objective career success operationalized as the number of leadership positions held did not mediate the relationship, but income change and career satisfaction mediated the relationship between the hours worked and years employed in emergency medicine. Work centrality was significantly related to subjective career success more so for men than women and perceptions of success or self-efficacy were positively related to subjective career success for women, but not for men. The expected pattern of women indicating more difficulties with personal time and family time did not emerge; but women did indicate less perceived support from the organization, fewer EM leadership positions, less perceived control over their work situation and less organizational support than did men.  相似文献

Workgroups containing both permanent and temporary workers are often referred to as being ‘blended’. There exists a general view in the literature that workgroups blended in this way function less well with greater rather than fewer temporary workers. However, this notion has received little direct testing. Drawing on social identity theory and the input-process-output model of group effectiveness, this study examines the performance of 131 workgroups containing varying proportions of temporary agency workers, along with the proposed group processes: distributive justice climates reported by permanent and temporary workers and altruistic behaviors from permanent to temporary workers and vice versa. We find that blended workgroups with a greater proportion of temporary workers do not exhibit poorer justice climates, altruism, or performance; the hypothesized negative effects only emerge when jobs performed by temporary and permanent workers within the workgroup are highly similar. Counter to expectations, a positive indirect effect between proportion of temporary workers to workgroup performance via altruism from permanent to temporary workers was found when job similarity is low. Theoretical and practical implications are considered, focusing on the importance of managing social identity threat in blended workgroups.  相似文献

The present study aims to unravel the relationship between competency development, employability and career success. To do so, we tested a model wherein associations between employee participation in competency development initiatives, perceived support for competency development, self-perceived employability, and two indicators of subjective career success (i.e. career satisfaction and perceived marketability) have been specified. A survey was conducted among a sample of 561 employees of a large financial services organization. The results support the idea that employee participation in competency development initiatives as well as perceived support for competency development is positively associated with workers' perceptions of employability. Moreover, self-perceived employability appeared to be positively related with career satisfaction and perceived marketability. A full mediation effect was found for the relationship between participation in competency development initiatives and both career satisfaction and perceived marketability, while a partial mediation effect was found in case perceived support for competency development was the predictor variable. The implications of our findings for understanding the process through which individuals and organizations can affect subjective career success are discussed.  相似文献

This study examined the psychometric properties of a Persian translation of the Career Adapt-Abilities Scale (CAAS—Iran Form) and its relationships with career satisfaction, business opportunity identification, and entrepreneurial intentions. It was hypothesized that career adaptability relates positively to these three outcomes, even when controlling for demographic and employment characteristics. Data were provided by 204 workers from Iran. Results showed that the overall CAAS score and sub-dimension scores (concern, control, curiosity, and confidence) were highly reliable. Moreover, confirmatory factor analyses indicated that the CAAS—Iran Form measures four distinct dimensions that can be combined into a higher-order career adaptability factor. Findings also demonstrated criterion-related validity of the scale with regard to career satisfaction and entrepreneurial intentions. In contrast, overall career adaptability was not significantly related to opportunity identification, while concern related positively, and control related negatively to opportunity identification. Overall, the CAAS—Iran Form has very good psychometric properties and predicts important career outcomes, suggesting that it can be used for career counseling and future research with Persian-speaking workers.  相似文献

This article reports the results of a study that examines the effects of job engagement and organization-based self-esteem on career satisfaction. Career satisfaction was measured at three separate times: at the same time than the predictor variables, and six months and one year later, respectively. Based on a sample of 294 respondents from various organizations at Time 1, 154 at Time 2, and 117 at Time 3, the analyses indicate that work engagement exerts a positive and relatively stable effect on career satisfaction over time while organization-based self-esteem displays a similar effect mainly in the short term. Moreover, organization-based self-esteem acts as a moderator of job engagement such that its effect on career satisfaction over time is stronger when organization-based self-esteem is higher. We discuss the theoretical and practical implications of these results.  相似文献

Although there is a growing literature on organizational identification, relatively little research has investigated other possible targets of identification. In a sample of veterinarians working in a wide range of organizations, the authors compared their identification with the veterinary profession, their organization, and their workgroup. The authors found different patterns of identification across these targets depending on whether the individual (a) worked in a veterinary medicine or nonveterinary medicine organization and (b) was an owner/partner or an associate. Owners of veterinary medicine organizations identified more with the organization than with either the profession or their workgroup. Associates in veterinary medicine organizations identified more with the organization and the workgroup than with the profession. Veterinarians in nonveterinary medicine organizations identified more with the profession and their workgroup than with the organization. Identification with each of the targets provided independent predictive validity of job satisfaction.  相似文献

The aim of this study was to investigate the relationship of work resources, work-to-family enrichment, engagement and job satisfaction among employees in the South African context. Data were collected from 627 participants (females=67%, Afrikaans or English speakers=81.8%). The analysis utilised multiple regression analysis to predict work resources and work-to-family enrichment dimensions from work engagement dimensions, job satisfaction and career satisfaction. In the multiple regression analyses, work-related development opportunities, work autonomy and work-family affect were significant predictors of work vigour. Furthermore, work-related development opportunities, work autonomy, work-family affect and work-family perspectives were significant predictors of work dedication, job satisfaction and career satisfaction. Results support the idea that participation in one role may enrich the quality of life in the other role and provides a more comprehensive understanding of the positive side of the work/family interface.  相似文献

This research examined the independent and combined influence of workgroup drinking norms and safety climate on the cognitive outcomes of prevention. Employees from 72 workgroups (n = 347) were randomly assigned to attend 1 of 2 training conditions or a control group that did not receive training until after follow‐up questionnaires. Results from hierarchical regression analyses showed there was a significant effect of the interaction between safety climate, drinking norms, and training on beliefs that policy and the employee assistance program are effective. Informational training was least effective for employees from relatively temperate workgroups. Team awareness was less effective for employees from tolerant groups. Employees might benefit more from interventions tailored to individual and workgroup cultural factors.  相似文献

The current study tested the hypothesis that experiencing a calling to a particular career would relate positively to work-related outcomes, and that these relations would be mediated by career commitment. Using a sample of 370 employees representing diverse occupations at a Western research university, results supported these hypotheses as calling moderately correlated with career commitment, job satisfaction, and organizational commitment and weakly correlated with withdrawal intentions. Career commitment was found to fully mediate the calling–job satisfaction relation, partially mediate the calling–organizational commitment relation, and act as a suppressor in the relation between calling and withdrawal intentions; calling was associated with somewhat greater withdrawal intentions once a person's level of career commitment was taken into consideration. These results suggest that career commitment may represent a critical link between calling and work-related well-being. Implications for research and practice are explored.  相似文献

This article describes a project in the United Arab Emirates (UAE) to develop an inhouse career coaching program to support and develop young employees recruited on an affirmative action initiative. The project involved the international partnership of a financial services organization in the UAE and a training provider in Canada to train human resources and learning and development professionals in basic career coaching skills. Initial evaluation showed promising potential for in‐house career coaching as a tool for employee engagement and retention and for the usefulness of such partnerships between career professionals and organizations.  相似文献

We hypothesize that career success assessed as objective career achievements (income and responsibility status) has an indirect positive association with life satisfaction that is channeled through multiple subjective success evaluations. These are based on (a) social comparisons (comparison with others, other-referent success evaluation) and (b) individual standards (satisfaction with career achievements, self-referent success evaluations). We tested our reasoning in a 2-year prospective study with N = 990 professionals. Controlling for gender, family status, and workload, the results of two mediation models that draw on all information from two measurement points supported our reasoning. We found indirect positive associations between career success and life satisfaction (H1) channeled through both other-referent (H2) and self-referent (H3) subjective success evaluation. In both mediation models, we found partial mediation, and the remaining direct path from career success to life satisfaction was negative. We conclude that career success has mixed effects on a person’s life satisfaction: The net effect of positive indirect and negative direct effects is positive, but not large. We discuss the significance of these findings for theorizing about the influence of the work domain on life satisfaction as well as for conceptual issues in the analysis of mediators and moderators of the career success life satisfaction association.  相似文献

Career success of early employees was analyzed from a power perspective and a developmental network perspective. In a predictive field study with 112 employees mentoring support and mentors’ power were assessed in the first wave, employees’ networking was assessed after two years, and career success (i.e. income and hierarchical position) and career satisfaction were assessed after three years. Networking was the most robust predictor of career success. Mentoring received predicted career satisfaction and its effects on objective career success were mediated by networking. Further, mentoring by a powerful mentor predicted objective career success beyond networking. Based on previous findings we argue that these findings underscore the critical relationship between early career employees’ networking behaviors and mentoring received.  相似文献

Changes in the labour market require people to show more self‐management than before if they want to succeed. The present research was conducted to analyse the nomological network of general self‐management strategies (i.e. selection of goals; optimization as implementation of goal‐pursuing behaviour), specific self‐management strategies (i.e. career planning) and central indicators of career success, i.e. objective career success (pay, position), self‐referent subjective success (career satisfaction), and other‐referent career success (comparative judgment). In a large sample of professionals (N=1,185), we found in support of our hypotheses that the generalized strategy of optimization was linked to the domain‐specific strategy of career planning, and that domain‐specific career planning was directly linked to all outcome measures. The generalized strategy of optimization was directly linked to subjective success, but only indirectly to objective success. The link from self‐management to subjective success was independent of objective success. Most interestingly, and in accord with our social comparison assumption, objective success was more closely linked to other‐referent success than to self‐referent success. Implications for career research and career counselling are discussed.  相似文献
