Immigrant naturalization is a rite of passage, making assimilationist attitudes particularly pronounced among host nationals. Three experimental studies investigate whether heritage culture maintenance violates expectations that citizenship should be deserved by proving strong attachment to the host nation (i.e., neoliberal communitarianism). Study 1 (N = 293) demonstrates that naturalization applicants’ high degree of heritage culture maintenance impairs application evaluations. Perceived attachment to the host nation and citizenship deservingness mediated this effect. Study 2 (N = 220) replicates results across two national contexts and reveals that heritage culture maintenance impairs evaluations only among naturalization applicants from devalued countries. Study 3 (N = 117) manipulates attachment to the host nation and shows that perceived citizenship deservingness mediates the negative effects of naturalization applicants' low attachment to the host nation on application evaluations. Overall, assimilationist attitudes among host nationals are best explained by the combination of neoliberal and communitarian criteria of evaluation.  相似文献

This study used three variables from a self‐regulatory job‐search framework to investigate individual differences in the relationship between applicants' perceived procedural fairness of selection tests and job‐pursuit intentions. Employment commitment, job‐search self‐efficacy, and motivational control were hypothesized to moderate the procedural fairness – job‐pursuit intentions relationship while controlling for pretest attitudes and perceived performance. Applicants (N=291) for entry‐level clerical jobs with large federal agencies completed pretest and posttest surveys. Results suggested that only job‐search self‐efficacy and motivational control moderated the relationship between perceived procedural fairness and job‐pursuit intentions. The relationship was stronger for applicants with higher levels of job‐search self‐efficacy and lower levels of motivational control.  相似文献

The present study evaluated the ability of item‐level bifactor models (a) to provide an alternative explanation to current theories of higher order factors of personality and (b) to explain socially desirable responding in both job applicant and non‐applicant contexts. Participants (46% male; mean age = 42 years, SD = 11) completed the 200‐item HEXACO Personality Inventory‐Revised either as part of a job application (n = 1613) or as part of low‐stakes research (n = 1613). A comprehensive set of invariance tests were performed. Applicants scored higher than non‐applicants on honesty‐humility (d = 0.86), extraversion (d = 0.73), agreeableness (d = 1.06), and conscientiousness (d = 0.77). The bifactor model provided improved model fit relative to a standard correlated factor model, and loadings on the evaluative factor of the bifactor model were highly correlated with other indicators of item social desirability. The bifactor model explained approximately two‐thirds of the differences between applicants and non‐applicants. Results suggest that rather than being a higher order construct, the general factor of personality may be caused by an item‐level evaluative process. Results highlight the importance of modelling data at the item‐level. Implications for conceptualizing social desirability, higher order structures in personality, test development, and job applicant faking are discussed. This study investigated the nature of age discrimination against older job applicants. One hundred fifty‐six participants (102 students; 54 organization based) evaluated a hypothetical job applicant's (aged 33–66 years) work‐related competences and likelihood of being hired. Applicant age affected hiring decisions for both samples where there was a preference for hiring applicants aged 42–48 years. Applicants at both the older and younger ends of the continuum were less likely to be hired, with the oldest applicants (over 54 years) being the least likely to be hired. Although the applicants' age negatively affected evaluations of their trainability and sociability, the effect of applicant age on hiring evaluations was not mediated by these work‐related competencies, suggesting that age discrimination occurs via direct bias against older workers.  相似文献

The aim of the study was to investigate the additive, mediating, and moderating effects of personality traits and job characteristics on work behaviors. Job applicants (N=161) completed personality questionnaires measuring extraversion, neuroticism, achievement motivation, and experience seeking. One and a half years later, supervisors rated the applicants' job performance, and the job incumbents completed questionnaires about skill variety, autonomy, and feedback, work stress, job satisfaction, work self‐efficacy, and propensity to leave. LISREL was used to test 15 hypotheses. Perceived feedback mediated the relationship between achievement motivation and job performance. Extraversion predicted work self‐efficacy and job satisfaction. Work stress mediated the relationship between neuroticism and job satisfaction. Job satisfaction and experience seeking were related to propensity to leave. Autonomy, skill variety, and feedback were related to job satisfaction.  相似文献

Some studies have found that acknowledging one's stigmatized social identity in an evaluative context leads to more favorable evaluations, whereas others have found that stigma acknowledgment can increase negative evaluations. The present study examined one potential factor (i.e., evaluators' attitudes toward social groups to which acknowledgers belong) that may moderate the relation between stigma acknowledgment and evaluations, in the context of race and gender acknowledgment in the 2008 U.S. presidential election. Results indicated that acknowledgment of race, but not gender, led to more negative evaluations, particularly for high‐prejudiced individuals. The findings highlight the importance of examining stigma acknowledgment effects from a Person × Situation perspective. Implications for advancing understanding of acknowledgment as a useful strategy in evaluative contexts are discussed.  相似文献

An idiographic variant of the Implicit Association Test (IAT; Greenwald, McGhee, & Schwartz, 1998 ) was used to investigate how implicit attitudes towards romantic partners are related to explicit attitudes, relationship‐related variables such as adult attachment and relationship satisfaction, and psychological well‐being as a potential outcome of relationship quality. The validity of the Partner‐IAT was investigated using a known group approach that contrasted abused women currently living in a refuge (N = 22), women who had recently fallen in love (N = 19), women who were currently hospitalized due to pregnancy complications (N = 48), and a control group of female students (N = 52). Across the whole sample, the Partner‐IAT showed satisfactory internal consistency (α  =  .83). As expected, the analysis of group differences revealed that abused women living in a refuge showed more negative implicit and explicit attitudes toward (ex‐)partners than women belonging to the other three groups. Women in love showed the most positive partner attitudes, but the difference to the control group reached significance only for explicit but not implicit attitudes. Implicit attitudes toward partners correlated significantly with explicit attitudes, secure attachment, and psychological well‐being. To investigate whether implicit and explicit partner attitudes can predict important relationship outcomes, psychological well‐being was regressed on both variables in group‐wise hierarchical multiple regression analyses. Explicit partner attitudes were significantly related to psychological well‐being in student controls and hospitalized pregnant women. However, only in hospitalized pregnant women did implicit attitudes account for variance in well‐being over and above explicit attitudes. This pattern of results is compatible with the notion that positive implicit representations of the romantic partner can function as a genuine coping resource that effectively buffers against major stressful life circumstances.  相似文献

This article considers personnel selection from a counseling perspective by investigating applicants' and recruiters' perceptions of the selection procedure. A survey was conducted among 700 applicants and 140 recruiters to investigate whether applicants' and recruiters' preferences for and expectations of the selection procedure were silmilar or dissimilar. Results of analyses of variance and t tests showed that applicants preferred a tailor‐made treatment, facilitating transparency and negotiation. Recruiters preferred a standardized objective approach to negotiation. Applicants' expectations of the selection procedure differed from the way recruiters actually treated applicants during the selection procedure. Apparently, applicants' and recruiters' perceptions do not correspond. Theoretical and practical considerations for employment counselors are discussed.  相似文献

Recruiters infer personal traits from job applicants' resumés and use these inferences in evaluating job applicants' employability. No research to date, however, has determined if resumé reviewers' inferences of applicants' personality drawn solely from resumé biographical data are valid. In the present study, resumé reviewers (N=52) examined one of two applicant resumés and then described the applicant's personality based on the Big 5 taxonomy. Validities of reviewers' inferences concerning applicant personality were assessed by correlating resumé reviewers' judgments with applicants' self‐reported Big 5 personality scores. Results suggested that valid personality inferences are possible based solely on resumé evaluation. We also found evidence suggesting that attending a brief training session may enhance reviewers' accuracy when inferring applicants' personality from resumé information.  相似文献

Do US findings on applicants' self‐presentational behavior generalize to other countries? We argue that applicants in some countries are less motivated to present themselves favorably than applicants in others because countries vary in their unemployment rate (leading to differences in competition between job applicants) and their endorsement of modesty values, influencing their beliefs regarding self‐presentation. Using the randomized response technique, we obtained prevalence data on applicants' self‐presentational behavior from Iceland and Switzerland and compared them with previously published US results. The prevalence rates of self‐presentational behavior were fairly comparable in Iceland and Switzerland but significantly lower than in the United States. These results caution against using the same hiring strategy for all applicants from different cultures.  相似文献

This study used a fairness theory approach to examine a link between applicants' perceptions and their actual reapplication behavior. We suggested that applicants who do not receive job offers form ‘Would’ counterfactuals based on perceived performance and ‘Should’ counterfactuals based on two procedural justice rules (job relatedness and opportunity to perform). Participants (N=542) were applicants for a United States federal government position. After not being hired in the initial selection process, 9% of the applicants reapplied for the job the following year. We found some support for the hypothesized interactions. The job relatedness–perceived performance interaction was not significant, but the opportunity to perform–perceived performance interaction was. Opportunity to perform had a stronger influence when perceived performance was higher.  相似文献

We examined human resource (HR) practitioners’ subjective evaluations of job applicants as a function of specific traits and the assessment methods used to measure those traits. HR practitioners (N = 277) rated the hirability of a hypothetical job applicant who was described according to one trait (intelligence, conscientiousness, or agreeableness) assessed by one method (interview, paper-and-pencil test, or assessment center). We found main effects for trait and method as well as an interaction. HR practitioners gave highest hirability ratings to job applicants described as conscientious and to those assessed by an interview. Job applicants evaluated on conscientiousness assessed by an interview were rated more highly than all other combinations of trait and method.

This study investigates perceptions of organisational image and attractiveness among 200 potential applicants for the Belgian Defense and the person (e.g. friend, parent) accompanying them to a job fair. The instrumental‐symbolic framework is applied to conceptualise the key dimensions of an organisation's image as an employer. The results indicate that instrumental image attributes predict perceived organisational attractiveness for both potential applicants (social activities, structure, and advancement opportunities) and their companions (educational opportunities). Moreover, consistent with the instrumental‐symbolic framework, symbolic image traits explain incremental variance in the attractiveness perceptions of potential applicants (sincerity, excitement, prestige, and ruggedness) as well as of companions (sincerity and ruggedness). Overall, instrumental and symbolic image predict attractiveness more strongly for potential applicants than for their companions, and potential applicants have a somewhat more positive view of the organisation. In addition, companions' perceived attractiveness positively predicts potential applicants' attractiveness beyond potential applicants' instrumental and symbolic image perceptions.  相似文献

Thirty years after the first diagnosis, people living with HIV (PLWH) around the world continue to report stigmatizing experiences. In this study, beliefs contributing to HIV‐related stigma in African and Afro‐Caribbean diaspora communities and their cultural context were explored through semi‐structured interviews with HIV‐positive (N = 42) and HIV‐negative (N = 52) African, Antillean and Surinamese diaspora community members in the Netherlands. Beliefs that HIV is highly contagious, that HIV is a very severe disease, and that PLWH are personally responsible for acquiring their HIV infection were found to contribute to HIV‐related stigma, as did the belief that PLWH are HIV‐positive because they engaged in norm‐violating behaviour such as promiscuity, commercial sex work, and, for Afro‐Caribbean diaspora, also homosexuality. These beliefs were found to be exacerbated and perpetuated by cultural taboos on talking about HIV and sexuality. HIV‐related stigma reduction interventions should focus on changing these beliefs and breaking cultural taboos on HIV and sexuality in a manner that is participatory and consistent with the current theory and empirical findings. Applicants' reactions to selection procedures were examined in terms of the satisfaction and/or violation of 10 procedural justice rules. Critical incidents (n= 237) of fair and unfair treatment during selection were collected from 31 individuals who had recently experienced job search and hiring processes. Incidents were categorized into 10 procedural justice rules and the distribution of these incidents was examined for different hiring outcomes and different selection procedures. Dominant procedural concerns reflected selection procedure job relatedness and interpersonal treatment applicants received. Accepted applicants were primarily concerned about consistency of treatment, while rejected applicants were more concerned with timely feedback and blatant bias. Ease of faking was the primary procedural concern of applicants taking honesty and personality tests, while job relatedness was the primary concern with ability and work sample tests. Research issues were discussed and a number of practical suggestions were offered in terms of minimizing applicants' negative reactions to the selection process.  相似文献

Organizations frequently screen or select job applicants based on their work experience. Despite this, surprisingly little is known about the criterion-related validity of prehire experience, which reflects the amount, duration, or type of experience workers have acquired before they enter a new organization. To address this critical gap in the literature, we used meta-analysis to synthesize data from 81 independent samples that reported relations between prehire experience and performance or turnover. Results revealed overall corrected correlations of .06 for job performance (k = 44, n = 11,785), .11 for training performance (k = 21, n = 8,176), and .00 for turnover (k = 32, n = 11,676). Measures that capture prehire experience with tasks, jobs, or occupations relevant to workers’ current position also are only weakly related to the outcomes (e.g.,  = .07 for job performance). Two exceptions to our main findings are that (a) prehire experience is somewhat more predictive of job performance when workers first start a new job and (b) measures of task-level experience predict training performance, although these results are based on small subsets of primary studies. Overall, the present findings suggest that the types of prehire experience measures organizations currently use to screen job applicants generally are poor predictors of future performance and turnover. We therefore caution organizations from selecting employees based on such measures unless more positive evidence emerges.  相似文献

This research explored individuals’ reactions to perceived corporate social responsibility (CSR) using a multimotive framework. In 2 studies, the authors explored the boundary conditions of CSR effects among job applicants and internal employees. A scenario‐based experiment (N = 81) showed that the effect of CSR perceptions on job applicants’ job pursuit intentions was mitigated by applicants’ first‐party justice experiences, whereas it was amplified by their moral identity (Study 1). Survey data from 245 full‐time employees (Study 2) further supported the interactive effects revealed in Study 1. Specifically, first‐party justice perceptions attenuated the positive relationship between employees’ CSR perceptions and their organizational citizenship behavior (OCB); and the relationship between CSR perceptions and OCB was more pronounced among employees high (versus low) in moral identity. Our findings bridge the CSR and organizational justice literatures, and reveal that the effects of individuals’ CSR perceptions are more complicated than previously thought. The findings shed light on micro (employee)‐level CSR phenomena and offer implications for both research and practice.  相似文献

Intractable conflicts constitute violent and threatening environments that lead to intense emotions and polarized attitudes. Sadness is one emotion frequently elicited by the price of such conflicts. This investigation characterized the effects of sadness on conflict‐related information processing and attitudes in the Israeli–Palestinian conflict. Findings from four experimental studies suggest that both incidental and integral sadness can induce a depolarization of political attitudes. In Study 1 (N = 163), sadness reduced the effect of political ideology on conflict‐related decisions. Sadness reduced the effect of political ideology on in‐group bias in resource allocation in Studies 2 (N = 213) and 4 (N = 274), willingness to negotiate in Studies 1 and 3 (N = 174), and openness to information supporting the out‐group's perspective (Study 4). Overall, in addition to its more negative implications, these results suggest that sadness (compared to both the non‐emotional and anger conditions) may have a bright side, since it may induce depolarization of political attitudes in intractable conflicts.  相似文献

This study examines interview preparations (i.e., social preparation and background preparation) and impression management (IM) tactics (i.e., self‐focused IM and other‐focused IM) as the mechanisms between applicant personality characteristics and interviewer evaluation. Data were collected from both actual job applicants and interviewers. Results show that personality characteristics (i.e., extraversion and conscientiousness) have indirect effects on interviewer evaluation in terms of perceived person–job fit (P–J fit) and interpersonal liking through these two types of applicant behaviors. This study accomplishes two goals: (1) it extends the socioanalytic theory of personality ( Hogan, 1996 ) by testing the intervening roles played by applicants' behaviors that correspond to getting along with and getting ahead of others; and (2) it suggests that these applicant behaviors might be important cues for practical interviewers' effective assessment of applicants' performance‐related characteristics.  相似文献

This research examined how the racial prototypicality of minority job applicants' faces influenced hiring decisions under different affirmative action (AA) policies: no AA, soft AA (recruitment of minorities with merit‐based hiring), and hard AA (race as a tie‐break factor in hiring). Participants (N=252) evaluated resume/photograph pairs, each containing a Caucasian and a Black applicant, with minority applicants representing three levels of racial prototypicality. The number of jobs awarded to minorities increased as Black racial prototypicality increased. Each level of AA policy strength increased the number of minority hires, but these increases came with a price: AA directives decreased the percentage of minority hires attributed to higher qualifications and increased perceptions that hires were due to AA more than was actually the case.  相似文献
