成就目标导向在团队绩效控制情境下能否有效预测员工创造力是个值得关注的话题。以研发团队为研究对象, 运用线性阶层模型考察了三者间的跨层次关系。结果发现, 低绩效控制下, 精熟目标导向、表现–趋近导向对创造力有正向影响, 表现-回避导向有负向影响; 高绩效控制下, 精熟导向对创造力有“S型”非线性影响, 表现-回避导向有正向影响。结果表明, 高精熟目标导向在高绩效控制情境下抑制员工创造力, 而表现导向也并非总是与缺乏创造力联系起来, 提高表现-回避导向个体的绩效控制程度或者降低表现-趋近导向个体的绩效控制程度同样可以促进创造力。启示在于, 管理者不仅应关注成就导向的个体差异, 更应重视构建相应的绩效控制情境, 从二者交互作用出发激活员工创造力。  相似文献

Creativity researchers have long paid careful attention to individual creativity, beginning with studies of well‐known geniuses, and expanding to personality, biographical, cognitive, and social‐psychological studies of individual creative behavior. Little is known, however, about the everyday psychological experience and associated creative behavior in the life and work of ordinary individuals. Yet evidence is mounting that such individuals can be responsible for important instances of creativity and innovation in the world: open innovation, user innovation, and citizen innovation. Research into this phenomenon could do much to advance the study and practice of creativity.  相似文献

We draw on 146 employee‐co‐worker‐supervisor triads from 146 organizations to examine the role of individual perspective‐taking and team creative environment in the association between individual creativity and organizational innovation. Adopting an interactionist perspective, we find that the link between individual creativity and organizational innovation is most clearly strengthened when individual perspective‐taking and team creative environment are both high. Neither individual perspective‐taking nor team creative environment alone moderated the relationship between creativity and innovation.  相似文献

For employees to generate creative ideas that are not only original, but also useful to their company, they must interact with their workplace environment to determine organizational needs. Therefore, it is important to consider aspects of the individual as well as their environment when studying creativity. Intrinsic motivation, a predictor of individual level creativity, is associated with feelings of enjoyment and interest in the task at hand. To the extent that tasks are nested in an environment, intrinsically motivated individuals may perceive their environment more favorably than individuals who are not interested in the task. Specifically, such individuals may view the rewards (i.e., distributive justice), decision-making procedures (i.e., procedural justice), and their interpersonal treatment (i.e., interpersonal justice) in their work environment as more fair, due to the positive affect associated with intrinsic motivation. This study examines the relationships between intrinsic motivation, perceptions of organizational fairness, and creativity. Participants (n = 133) worked on a task in a laboratory setting and completed measures of intrinsic motivation and organizational justice. Findings were supportive that intrinsically motivated participants viewed their environment as fairer than participants that were uninterested in the task. Consequently, distributive and interpersonal justice were shown to significantly mediate the relationship between intrinsic motivation and creativity. Implications for theory and practice are discussed.  相似文献

Over the years, researchers have focused on ways to facilitate creativity in the workplace by looking at individual factors and organizational factors that affect employee creativity (Woodman, Sawyer, & Griffin, 1993 ). In many cases, the factors that affect creativity are examined independently. In other words, it is uncommon for researchers to look at the interaction among individual and organizational factors. In this study, it is argued that to get a true understanding of how to maximize creativity in the workplace, organizational researchers must look at the interaction between organizational factors and individual factors that affect employee creativity. More specifically, the current study looked at an individual's perceptions about his or her ability to be creative (i.e., individual factor) and perceptions of requirements for creativity in the workplace (i.e., an organizational factor). The results indicated that individuals who have a high belief about their ability to be creative (an individual factor) were most creative when they also perceived requirements for creativity in the workplace (an organizational factor). Furthermore, individuals who had low perceptions of creative ability were still able to perform creatively when they had high perceptions of requirements for creativity. This suggests that, to maximize creativity, organizations should focus on both individual and organizational factors that affect employee creativity.  相似文献

Creative performance is a desired organizational outcome that can be influenced by individual differences and contextual factors. An empirical investigation was conducted to study perceptions of organizational justice, an important situational variable, and its influence on individual creative performance. Literature suggests that organizations look to hire individuals who have individual differences that make them more inclined to produce creative outputs; thus, this investigation also sought to determine how openness to experience, a construct known to have a positive relationship with creative performance, might interact with justice perceptions. This investigation uncovered a main effect relationship between procedural justice and creativity, as well as provided evidence that openness to experience moderates the relationship between distributive justice and creativity.  相似文献

Creativity and innovation are at the core of important outcomes such as economic and sales growth, production of articles and students' learning. Thus, it is not surprising to find research articles on creativity and innovation across different disciplines such as business, psychology, and education. Given the importance of understanding creativity and innovation, we reviewed the empirical literature examining the antecedents and consequences of creative self-efficacy in the work domain. Our review used the theory of individual creative action and social cognitive theory as guiding frameworks to place creative self-efficacy in the creativity and innovation process, define creativity and innovation, explore how creative self-efficacy has been measured, examine the antecedents and consequences of creative self-efficacy, point out gaps in knowledge and offer suggestions for future research and provide some applied implications. One important finding was that creative self-efficacy has made a significant contribution as a process variable explaining how several organizational and personal factors influence creative outcomes via their influence on creative self-efficacy.  相似文献

Intrigued by relationship between team motivational context and individual characteristics in the organizational reality, we developed and tested a cross‐level model to investigate the interactive effects of team empowerment and individual goal orientations on individual creative performance through the mediating mechanism of an individual's creative self‐efficacy. Using multi‐wave multi‐source data from 63 R&D teams in three IT companies, we found that (1) team empowerment, individual learning goal orientation, and individual performance orientation are all positively related to individual creative performance through mediation of creative self‐efficacy; (2) learning orientation and performance approach orientation could both supplement the effects of team empowerment on individual creative self‐efficacy. Our findings point to the importance of individual goal orientation in shaping the effects of team motivation climates and provide insights for both scholars and practitioners. The specific practical implications include but are not limited to (1) individuals with learning and performance approach orientations should be identified during hiring procedures given that they could still thrive in less empowered teams and maintain a relatively high level of creative self‐efficacy and creative outcomes; (2) managers should consider assigning employees who are more learning oriented to more empowering and open‐ended tasks in order to obtain better creative results.  相似文献

Innovation through creativity is an important factor in the success and competitive advantage of organizations. Theory and research suggest that both leadership and organizational climate have important consequences for individual creativity. However, researchers have rarely considered the interactive effects of leadership and organizational climate. This study taking a “Substitute for Leadership” perspective, develops and tests the idea that empowerment climate affect the relationship between leadership and followers' creative performance. Data were collected from 93 teams, including 465 team members and 93 team supervisors, in a large multinational company based in China. Hierarchical linear modelling was used to examine the hypothesized cross-level model. As expected, transformational leadership and team empowerment climate were positively related to subordinates' creative performance and transactional leadership was negatively related to subordinates' creative performance. In addition, the relationship between leadership and subordinates' creative performance was moderated by team empowerment climate. The study resulted in the implication of several major variables for explaining individual creativity in the Chinese context.  相似文献

Studies on creativity have identified critical individual and contextual variables that contribute to individuals' creative performance. However, the psychological mechanisms through which these factors influence creative performance have not yet been systematically investigated. This study explored potential psychological processes that mediate the effects of various individual and contextual variables on the creative performance of individuals. The results, based on longitudinal, multisource data, show that underlying psychological processes (creative self-efficacy and creativity intention) completely mediated the effect of individual (motivation, personality, ability) and contextual factors (social influences from leaders and peers) on creative performance. This study informs the literature of potential psychological mechanisms through which individual and contextual factors influence the creative performance of individuals.  相似文献

以两个实验考察愤怒情绪对恶意创造力表现的影响及作用路径, 并探究调节愤怒情绪对削弱恶意创造力表现的效应。实验1比较愤怒、悲伤、中性情绪下个体恶意创造力表现的差异, 发现愤怒情绪下个体生成更多、更新颖的恶意观点, 情绪唤醒度和内隐攻击性中介了愤怒对恶意创造力表现的影响。实验2探究不同情绪调节策略(认知重评、表达抑制)如何影响愤怒个体的恶意创造力表现, 发现认知重评组和表达抑制组的恶意创造力表现比无策略的控制组水平更低, 情绪唤醒度和内隐攻击性中介了两种情绪调节策略对个体恶意创造力表现的影响。上述结果表明, 愤怒情绪通过提升内隐攻击性和情绪唤醒度进而促进个体恶意创造力表现, 而认知重评和表达抑制策略可作为削弱愤怒个体的恶意创造力表现的有效策略。  相似文献

Using a mood-as-input model, the authors identified conditions under which negative moods are positively related, and positive moods are negatively related, to creative performance. Among a sample of workers in an organizational unit charged with developing creative designs and manufacturing techniques, the authors hypothesized and found that negative moods were positively related to creative performance when perceived recognition and rewards for creative performance and clarity of feelings (a metamood process) were high. The authors also hypothesized and found that positive moods were negatively related to creative performance when perceived recognition and rewards for creativity and clarity of feelings were high.  相似文献

Employees' creative performance has been found to play a vital role in the continued existence and growth of organizations. Many individual differences (e.g., openness to experience) are significantly related to creative output, but the importance of individuals' goal orientation on creative performance under high or low risk situations has been overlooked. To address this gap in the literature, we studied the relationship between risk and creativity, and investigated whether an individual's goal orientation enhances (i.e., learning orientation) or diminishes (i.e., avoid or prove orientation) the relationship between risk and creative performance. The hypotheses were tested in a laboratory environment using undergraduate subjects. Results showed a positive relationship between risk and creativity. The findings also supported the idea that individuals low in avoid orientation cultivate more creative outputs under high rather than low risk conditions. Limitations, future research, and implications are addressed.  相似文献

State mood has been proposed as a facilitator of creative behavior. Whereas positive mood compared to neutral mood generally facilitates creative performance, mood effects are weaker and less consistent when positive mood is compared to negative mood. These inconsistent results may be due to focusing only on mood valence, while neglecting or confounding mood activation. The current study is based on the dual-pathway model, which describes separate roles for mood valence and mood activation in facilitating creativity. We used experience sampling methodology to investigate the concurrent and lagged effects of mood valence and activation on creative process engagement (CPE) within-person over time among individuals working on a long-term project requiring creativity. We also investigated the moderating effects of individual differences in goal orientation and supervisory support on within-person mood-creativity relationships. As expected, we found that activating positive and activating negative moods were positively associated with concurrent CPE, whereas deactivating moods of both valences were negatively related to CPE. Activating negative mood had a significant lagged effect on CPE, whereas activating positive mood did not. We also found that activating positive mood was more strongly related to concurrent CPE among individuals with high rather than low learning goal orientation. Further, activating positive mood interacted with prove goal orientation and supervisory support for creativity, such that activating positive mood had the strongest association with CPE when both prove goal orientation and supervisory support were high.  相似文献

This study investigates the relationship between aggregate job satisfaction and organizational innovation. In a sample of manufacturing companies, data were gathered from 3717 employees in 28 UK manufacturing organizations about their job satisfaction and aggregated to the organizational level. Data on innovation in technology/processes were gathered from multiple respondents in the same organizations 24 months later. The results revealed that aggregate job satisfaction was a significant predictor of subsequent organizational innovation, even after controlling for prior organizational innovation and profitability. Moreover the data indicated that the relationship between aggregate job satisfaction and innovation in production technology/processes was moderated by two factors: job variety and a commitment to “single status”. Unlike previous studies, we conceptualize job satisfaction at the aggregate rather than the individual level and examine innovation rather than creativity. We propose that where the majority of employees experience job satisfaction, they will endorse rather than resist innovation and work collaboratively to implement as well as to generate creative ideas.  相似文献

This study examined the structure of the Chinese Person–Environment Fit Scale for Creativity (PEFSC) and its classification role. This scale evaluates creativity from the personal dimension, environmental dimension, and their fit. A total of 298 native Chinese employees (aged 17–50 years) from 59 organizations participated in this study. They completed the PEFSC, Creative Self-Efficacy Scale, and the Survey of Perceived Organizational Support. Confirmatory factor analysis revealed the acceptable goodness of fit of the two-factor correlated model of PEFSC. Positive and significant correlations were observed among person–environment fit creativity, creative self-efficacy, and perceived organizational support. Regression analysis indicated that creative self-efficacy and perceived organizational support exhibited differences in the personal and environmental dimensions. Analysis of variance and post-hoc tests showed that creative self-efficacy and perceived organizational support were higher in the group of individuals with high person–environment fit than in the misfit and low-fit groups. This study indicated that PEFSC can be used to measure person–environment fit for creativity effectively and classify highly creative individuals in the Chinese workplace context.  相似文献

The working atmosphere within an organization has an important influence on its level of innovative productivity. Organizational leaders influence innovative productivity as well as the climate for creativity and innovation. This exploratory study included 140 respondents from 103 different organizations, 31 industries, and 10 countries, all of whom completed an online survey focused on examining the intervening nature of the climate for creativity and innovation. First, those who perceived more leadership support for innovation had significantly better creative climate scores. Second, those who perceived higher levels of innovative productivity also had better climate scores. Finally, organizational climate as an intervening variable between leadership behavior and innovation was confirmed through partial correlation and mediation analysis. The findings of this study support the pivotal role that creative climate plays between leadership behavior and innovative productivity.  相似文献
