Protean attitude and career success: The mediating role of self-management   总被引:1,自引:0,他引:1  
A protean career attitude is considered as an important determinant of career success in the contemporary career era. In this article we test a model in which we specify the relationships between protean career attitude, career self-management behaviors, career insight, and career success outcomes (career satisfaction and perceived employability). A survey was conducted among a sample of 289 employees. The results support the idea that a protean career attitude is a significant antecedent of career success and that this relationship is fully mediated by the development of career insight. The implications of these findings for understanding the process through which career attitude affects individuals’ career success are discussed.  相似文献

A protean career orientation is assumed to be beneficial for career development but researchers have only recently started to empirically evaluate the concept. Conducting two studies based on three independent samples of university students and working professionals in Germany, we address issues of concurrent validity, predictive incremental validity and mechanisms linking the protean orientation to career outcomes. The first study showed that in a sample of 104 German employees different measures of the protean career orientation all correlated highly, but not identically, to a range of work and career attitudes. Using bootstrapping analysis, a second study with a six-month prospective examination among 419 German university students and a cross-sectional analysis among 526 German employees showed that a protean career orientation predicts proactive career behaviors and career satisfaction beyond a proactive disposition and core self-evaluations, respectively. Moreover, the protean career orientation was a significant mediator of these two personality constructs on both career outcomes. Cumulatively, the studies enrich our understanding of how and when a protean career orientation is related to important career outcomes.  相似文献

This is a review of the development of the author’s ideas on the protean career. The origins include both personal experience and scholarly inquiry. I first applied the adjective “protean” to careers in 1976, in Careers in organizations. It described a career orientation in which the person, not the organization, is in charge, where the person’s core values are driving career decisions, and where the main success criteria are subjective (psychological success). This paper traces the link between the protean concept and the context of growing organizational restructuring, decentralization, and globalization. Current research related to the protean concept is discussed, and quandaries to guide future research are presented. The paper concludes with a suggestion for examining situations where people are pursuing their “path with a heart” with the intensity of a calling, along with some questions to help researchers self-assess their own career direction, with an assist from Yogi Berra.  相似文献

The boundaryless and protean career concepts are compared in this article. It is suggested that the theories can be more finely delineated to produce more effective theory and research. The boundaryless career concept is profiled according to Sullivan and Arthur’s (this issue) categories of psychological and physical boundarylessness. The protean career concept is discussed based upon the degree of self-directed and values driven career orientations a career actor demonstrates. We join these respective boundaryless and protean delineations to produce eight likely career profiles based upon combinations of the boundaryless and protean career orientations. These eight profiles are examined in terms of challenges to career actors and those who assist them in their career development.  相似文献

There is a large interest in how people can be more protean in their career development, exhibiting a self-directed striving for personally valued career outcomes. However, existing research on the protean career needs to better address issues of antecedents and outcomes as well as unique effects of a protean career orientation (PCO). We present two studies investigating how PCO is related to vocational identity clarity and occupational self-efficacy. Study 1 reports a 1-year, three-wave cross-lagged study among 563 university students and established that PCO preceded changes in identity and self-efficacy—but not the other way around. A 6-month longitudinal study of 202 employees, Study 2 showed that identity clarity and self-efficacy mediated the effects of PCO on career satisfaction and proactive career behaviours. PCO only possessed incremental predictive validity regarding proactive career behaviours. However, we could not confirm specific direct or mediated effects of PCO on job satisfaction. These results imply that PCO is closely related to vocational identity clarity and self-efficacy because it enhances these career attitudes. Moreover, identity and self-efficacy mediate some, but not all of the effects of PCO on important career outcomes.  相似文献

Despite being part of a highly visible and important occupational group, blue-collar workers have, to date, been under-represented in careers research. We explore the relevance and applicability of new career concepts to blue-collar employees, specifically, bus drivers. Based on a survey of 112 bus drivers, we test a model specifying the relationship between career attitude, perceived organizational support, psychological contract, and job satisfaction, as well as intention to quit. Employing a two-phase data collection process, we also test relationships between intentions and actual quit behaviour. Our results support the validity of career theories for blue-collar workers but with notable exceptions, such as lack of relationships between protean career and intention to quit. Contrary to intention-behaviour theory we find that actual quit behaviour was not related to intention to quit, which we attribute to a significant external chance event, a devastating earthquake, which took place during the study period. In addition, we identify relationships that appear to be unique to blue-collar workers.  相似文献

This study examined the effects of family and career path characteristics on objective and subjective career success among 916 employed mothers. Among family variables, age at first childbirth was positively related and career priority favoring the husband was negatively related to both income and subjective career success; number of children was negatively related and years elapsed since first childbirth was positively related to income only. Among career path variables, career gaps, interorganizational mobility and proportion of one’s career spent in part-time work were negatively related to income; career gaps were negatively related to subjective career success. Income was positively related to subjective career success. Results suggest that integration of traditional and protean career perspectives helps to explain women’s career success.  相似文献

We examine the learnability, antecedents and outcomes of career self-directedness using a longitudinal dataset of Flemish career counseling clients. The results show that the career counseling clients improved their career self-directedness during the counseling and that this improvement lasted for at least 6 months. Furthermore, we found career self-directedness to be explained in a significant way by self-awareness and adaptability, two competences identified by Hall [Hall, D. T. (1996). Protean careers in the 21st century. Academy of Management Executive, 10(4), 8-16; Hall, D. T. (2004). The protean career: A quarter-century journey. Journal of Vocational Behavior, 65(1), 1-13] as crucial for steering one’s career. Also, career self-directedness related positively to training participation, job mobility and career satisfaction. In this paper, we utilize a sample of working adults (N = 362) in the context of the recent economic recession to explore the coping mechanisms associated with different career attitudes and their subsequent impact on important individual work outcomes. Results of structural equation modeling (SEM) demonstrated that boundaryless mindset and self-directed protean career attitudes were differentially correlated with external support seeking, active coping, and identity awareness, which in turn were differentially correlated with individual work outcomes of job search behavior, performance, career success, and psychological well-being. Evidence for both full and partial mediation within the model tested is presented, as well as the potential implications of these findings and suggested avenues for future research.  相似文献

Systematic studies of artistic careers are scarce and this is the first large-scale study on the career development of pop musicians. Using a prospective longitudinal approach we followed a sample of aspiring pop musicians in the Netherlands (N = 369) over a three-year period. First we identified four groups of pop musicians with different career patterns, that is, upward careers, downward careers, stable successful careers and stable unsuccessful careers. By means of a multigroup growth mixture model we examined how career success was influenced by social support, professional attitude and professional network. Results showed that successful pop musicians experience more social support, have a stronger professional attitude and a more extensive professional network. Moreover, our study shows that these findings were consistent both between and within the different career pattern groups.  相似文献

While the constructs of protean and boundaryless careers have informed career theory for years, rigorous empirical examinations of these career models have lagged behind. This study seeks to redress this situation by constructing and developing four new scales to measure protean and boundaryless career attitudes. The scales related to protean career attitudes measure self-directed career management and values-driven predispositions. The scales related to boundaryless career attitudes measure boundaryless mindset and organizational mobility preference. The initial validation of these scales, consisting of three studies, demonstrates their reliability and validity.  相似文献

The main aim of this paper is to extend the suitability of the concepts of the boundaryless and the protean career for the study of career mobility. To do so, we introduce a conceptual model that maps out the main factors determining and constraining transitions in careers. This model shows marks of European thinking on careers. It not only builds on aspects of both the boundaryless and protean career concepts, but also extends the focus by paying attention to the interplay between agency and structure. It adds to our understanding of the complex interplay between individual and structural factors shaping individuals' careers. An additional added value of the model is that it is built on insights from diverse research streams, including self‐determination theory and turnover literature. The article concludes with a discussion of the main contributions of the model and directions for future research.  相似文献

Despite the traditional sentiment that protean and boundaryless career attitudes indicate a decline in organizational commitment, little empirical evidence is available. The present study examined the relation of protean and boundaryless career attitudes to organizational commitment and whether the perceived supervisor support moderated these relationships. The results based on data from 380 employees demonstrate that organizational mobility preference is negatively related to all three dimensions of organizational commitment. Self-directed career management is positively related to affective and normative commitment and negatively related to continuance commitment, while values-driven career orientation is negatively related to normative commitment. Moreover, there is no significant evidence provided for a moderating effect of perceived supervisor support on the relationships between protean and boundaryless career attitudes and organizational commitment. Perceived supervisor support has only a main effect on affective and normative commitment.  相似文献

The traditional organizational career has been depicted as the classic example of how employers and employees can develop a mutually beneficial relationship; but changes in the competitive landscape and in individual work values have challenged its viability. Commentators have argued that a ‘new career’ deal, encapsulated by the notions of the protean and the boundaryless career, has emerged suggesting a shift in control of careers from organizations to individuals. Research has explored the implications for individuals' careers while largely neglecting consequences for organizations. Our paper seeks to remedy this by exploring both the individual and the organizational outcomes of independent career orientations and the extent to which organizations can manage these through high commitment human resource management (HRM) practices. Our study, conducted with 655 employee–supervisor dyads, indicates that a protean career orientation results in gains for both employees and organizations, whereas a boundaryless career orientation is associated with mutual losses. In addition, our findings suggest that high commitment HR practices play an important role in managing the outcomes of employees seeking traditional careers but have only a limited impact on those with a boundaryless career orientation.  相似文献

This paper conceptually links hypothesized scales of the Motivation Questionnaire (SHL (1992). Motivation questionnaire: Manual and users’ guide. Thames Ditton: SHL) to the underlying dimensions of the protean (values-driven and self-directedness) and boundaryless career (physical and psychological mobility) attitudes. Results of regression-analyses (N = 13,000) confirmed most of the hypotheses in terms of the influence of gender, age, education, and managerial experience on motivators linked to the underlying dimensions. A cluster analysis that was conducted to explore how many profiles can be observed when matching work motives to the protean and boundaryless careers, resulted in four motivational groups (Protean career architects, Trapped/lost, Hired/hired hand, and Curious/wanderer). The clusters are discussed in light of the current career literature and provide empirical support for the latest theorizing about the protean and boundaryless career models. Managerial implications and directions for future research are offered.  相似文献

In this paper we discuss and analyze the model of career that has been associated with the academic environment and compare that with past and present career contracts in the corporate environment. We also trace the evolution of the career model in the two institutions. We argue that the recent boundaryless or protean model of the corporate career represents a move toward the original view of the academic as an autonomous professional. And, in turn, it appears that careers in academe have moved toward more of a corporate direction, as universities have become more customer focused and business driven. Implications for these differences and similarities for universities and for corporations are discussed.  相似文献

以76项实证研究(78个独立样本, 21,570名员工)为对象, 综合使用元分析、结构方程模型、优势分析方法, 采用智能职业生涯为分析框架, 以竞争流动与赞助流动、市场转型理论与社会资本“嵌入”观点为理论基础, 探讨了人力资本、社会资本和心理资本对职业成功的影响及内在机制。研究结果发现:(1)人力资本、社会资本和心理资本均能显著积极地预测主客观职业成功; (2)人力资本能更加积极地预测客观职业成功, 而心理资本则能更加积极地预测主观职业成功; (3)组织赞助部分中介人力资本、社会资本与职业成功之间的关系, 部分中介心理资本与主观职业成功之间的关系, 完全中介心理资本与客观职业成功之间的关系; (4)心理资本能更加积极地预测组织赞助。  相似文献
