Modern organizations need to adapt quickly to on-going changes. The present study sought to examine employees' agility during periods of sudden, unplanned, and during periods of planned change. It was investigated to what extent one's trust in the organization and resistance to change could predict proactive agility and adaptive agility. Data came from employees (N = 188) in two different organizations, one undergoing an unplanned change and one undergoing a planned change. In both contexts, organizational trust had a negative relationship with resistance to change. In an unplanned change context (organization one), trust of employees in the organization had a positive effect on the adaptive component of agility through the (negative) mediation by affective resistance to change. In this context, trust did not have any (mediated) effect on the proactive component of agility. In contrast, in a planned change context (organization two), trust had a positive effect on the proactive component of agility, partially through the (negative) mediation by resistance to change. In this context, trust also had a positive effect on the adaptive component of agility, partially through the (negative) mediation by resistance to change. These results imply that trust works in different ways depending on the type of change. More trust through less resistance implies better adaptation during unplanned organizational change. More trust works directly and partially through less resistance to change to enhance employee proactivity and adaptability during planned change.  相似文献

Although group therapy is often recommended for the treatment of bulimia nervosa, relatively little is known about predictors of short-term outcome. This pilot study examined whether a standardized measure of readiness for change might be related to changes in binge frequency. Sixteen bulimic patients participated in short-term cognitive behavioral group therapy for twelve weeks. Each patient completed the Change Assessment Scale prior to treatment, along with a battery of symptom measures which were readministered at the conclusion of therapy. Bulimic patients with positive outcome in binge frequency were at a higher stage of readiness for change at pretreatment than were patients with negative outcome. Results indicated that there may be methods of determining who would be most likely to benefit from cognitive behavioral group therapy, and tentatively suggest that interventions may be more successful when readiness for change is taken into consideration.  相似文献

Consumers are generally supportive of firms that engage in corporate social responsibility (CSR) activities. However, consumers are also largely unaware of CSR activities of firms and often use available information to infer CSR. The current study utilises in‐depth consumer interviews to explore the influence of firm size on consumer perceptions of both CSR and corporate socially irresponsible behaviour through the lens of attribution theory. We identify two key emerging antecedents – consumer trust and expectations for CSR engagement – that are influenced by organisation size and ultimately distinguish the types of attributions consumers hold towards CSR and corporate socially irresponsible behaviour. Specifically, consumers have greater levels of trust and significantly lower expectations for CSR engagement for small firms. Conversely, a lack of trust exists amongst consumers towards large firms along with greater expectations for CSR engagement. Although the interview findings generally suggest that small firms benefit from CSR engagement because of positive attributions that consumers hold, we also identify opportunities for large firms to develop positive attributions amongst consumers. Further, we find that consumers are often willing to accept socially irresponsible behaviour by small firms whereas showing very little tolerance for similar transgressions by large firms. The authors examined the contribution of the content, context, and process of organizational transformation to employees' openness to change. The authors predicted that 5 factors would have a positive effect on openness to change: (a) threatening character of organizational change (content related), (b) trust in executive management (context related), (c) trust in the supervisor (context related), (d) history of change (context related), and (e) participation in the change effort (process related). The authors tested their hypotheses in 2 separate studies (N = 828 and N = 835) using an experimental simulation strategy. The first study crossed 4 variables in a completely randomized 2 x 2 x 2 x 2 factorial design. Results showed significant main effects for content, context, and process but no significant interaction effects. A second study, with a completely randomized 2 x 2 factorial design, crossed two context variables. Results showed a significant main and an interaction effect: Openness to change decreased dramatically only when history of change and trust in executive management were low.  相似文献

The trust literature distinguishes trustworthiness (the ability, benevolence, and integrity of a trustee) and trust propensity (a dispositional willingness to rely on others) from trust (the intention to accept vulnerability to a trustee based on positive expectations of his or her actions). Although this distinction has clarified some confusion in the literature, it remains unclear (a) which trust antecedents have the strongest relationships with trust and (b) whether trust fully mediates the effects of trustworthiness and trust propensity on behavioral outcomes. Our meta-analysis of 132 independent samples summarized the relationships between the trust variables and both risk taking and job performance (task performance, citizenship behavior, counterproductive behavior). Meta-analytic structural equation modeling supported a partial mediation model wherein trustworthiness and trust propensity explained incremental variance in the behavioral outcomes when trust was controlled. Further analyses revealed that the trustworthiness dimensions also predicted affective commitment, which had unique relationships with the outcomes when controlling for trust. These results generalized across different types of trust measures (i.e., positive expectations measures, willingness-to-be-vulnerable measures, and direct measures) and different trust referents (i.e., leaders, coworkers).  相似文献

This research tested the relationships between turning points, cognitive and affective trust, and negotiation outcomes. After completing a simulated negotiation, participants identified turning points from videotape. Turning points were then classified as substantive (interest, offer), characterization (positive, negative), or procedural (positive, negative). Prenegotiation affective trust predicted subsequent turning points, whereas prenegotiation cognitive trust did not, suggesting that different cues influence the two types of trust. Postnegotiation cognitive trust was increased by the occurrence of interest, positive characterization, and positive procedural turning points and decreased by negative characterization turning points. Affective trust was increased by positive procedural turning points. Finally, interest turning points resulted in higher joint outcomes, whereas negative characterization turning points resulted in lower joint outcomes. We conclude that there are two paths to building trust and increasing joint gain, one through insight and one through signaling good faith intentions.  相似文献

Previous research provides evidence that women's and gender studies (WGS) classes are successful in helping students to develop more egalitarian gender role attitudes, appreciation and acceptance of diversity, awareness of sexism and other social inequities, and agentic self-confidence in both women and men. The mechanisms by which these changes take place were the focus of this study. WGS students (n = 328) from 23 classes on four college campuses participated. Results indicated that (a) student readiness (positive WGS class expectations and capacity for positive interpersonal relationships) predicted the development of alliances with teachers and cohesion with classmates, (b) alliance and cohesion were associated with changes toward more egalitarian attitudes, (c) cohesion was associated with increases in confidence, and (d) links between student readiness and change were mediated by alliance and cohesion developed within the WGS classroom.  相似文献

The relationship between trust, confidence, and expertise in Judge-Advisor Systems is examined in two experiments with Judge-Advisor pairs, one with strangers and another with participants in ongoing relationships. There was expertise asymmetry so that Judges had less expertise than their Advisors. The dyads could receive money for accurate Judge decisions. Either the Judge or Advisor had the power to allocate this money between dyad members, before task interaction in study one and after task completion in study two. Because Judges were more dependent on Advisors than vice versa, it was predicted that trust would be more important to Judges. Results were supportive. Judges had higher and more variable ratings of trust in their partner than did Advisors, suggesting that Judges were more motivated to evaluate trust. High confidence by Advisors had a positive impact on Judges' ratings of trust and tendency to follow their advice. Judges' trust in their Advisors was significantly related their taking the advice and being confident in their final decisions. Although participants in study two had higher levels of trust in their partners, they allocated less money to them. The implications for establishing trust are discussed.  相似文献

This study tested Hershenson's hypothesis that different vocational counseling methods would be differentially effective for clients at different levels of readiness. The top 54 and bottom 54 high school sophomores from a class of 853 were selected on the basis of their Educational Development Series test scores. Half of each group (highs and lows) received individual counseling; the other half interacted with a computerized vocational information program (CVIS). It was predicted that high readiness subjects would change more with CVIS and lows would change more with counseling. Only the latter prediction was confirmed. The groups did not differ in satisfaction with their posttreatment vocational choices. Findings suggest that individual counseling be emphasized with low readiness clients when both options are available.  相似文献

The current study investigated the moderating roles of age and trust in the relation of procedural justice with turnover. It was expected that the relation between procedural justice and turnover was weaker for older workers and those with high prior trust in their leader. Older workers are better at regulating their emotions, and focus more on positive aspects of their relationships with others, and therefore react less intensely to unfair treatment. Moreover, people with high trust are more likely to attribute unfair treatment to circumstances instead of deliberate intention than people with low trust. Finally, we expected a three‐way interaction between age, trust, and procedural justice in relation to turnover, where older workers with high trust would have less strong reactions than younger workers and older workers with low trust. Results from a three‐wave longitudinal survey among 1,597 Dutch employees indeed revealed significant interactions between trust and procedural justice in relation to turnover. Furthermore, the three‐way interaction was significant, with negative relations for younger workers, but a non‐significant relation was found for older workers with low trust. Contrary to expectations, negative relations were found between procedural justice and turnover for older workers with high trust.  相似文献

Over three consecutive years, 2,559 Chinese adolescents (mean age = 12.65 years at Wave 1) responded to instruments assessing their trust of parents, perceived parental trust of the children, readiness to communicate with the parents, and satisfaction with parental control. Results showed that mutual trust between the parents and their adolescent children and the children's readiness to communicate with the parents were related to perceived satisfaction with parental control at Time 1, Time 2, and Time 3. Although readiness to communicate with the parents and mutual trust between the parents and their adolescent children predicted perceived satisfaction with parental behavioral control and its change over time, trust of the parent was the strongest predictor. While the influence of trust of the father on satisfaction with paternal control was stronger for adolescent girls than for adolescent boys, influence of paternal trust on satisfaction with paternal control was stronger for adolescent boys than for adolescent girls.  相似文献

The present study addresses the applicability of the Transtheoretical Model's processes of change in explaining adolescents’ readiness to quit smoking. Furthermore, the association between nicotine dependence and readiness to quit was assessed both directly, as well as indirectly through the processes of change. A cross-sectional survey was conducted, identifying 1547 weekly smokers aged 14–18 years. Structural equation modelling showed that the processes of change were only marginally associated with readiness to quit. Adding nicotine dependence to the model showed a direct association between nicotine dependence and readiness to quit. Only one process of change, self-liberation (i.e. choice/commitment to change and belief in the ability to change), was found to mediate this association. Nicotine dependence appeared to be highly important in adolescents’ readiness to quit.  相似文献

When people rely on the web to gather and distribute information, they can build a sense of trust in the websites with which they interact. Understanding the correlates of trust in most websites (general website trust) and trust in websites that one frequently visits (familiar website trust) is crucial for constructing better models of risk perception and online behavior. We conducted an online survey of active Internet users and examined the associations between the two types of web trust and several independent factors: information technology competence, adverse online events, and general dispositions to be trusting or cautious of others. Using a series of nested ordered logistic regression models, we find positive associations between general trust, general caution, and the two types of web trust. The positive effect of information technology competence erases the effect of general caution for general website trust but not for familiar website trust, providing evidence that general trust and self-reported competence are stronger associates of general website trust than broad attitudes about prudence. Finally, the experience of an adverse online event has a strong, negative association with general website trust, but not with familiar website trust. We discuss several implications for online behavior and suggest website policies that can help users make informed decisions about interacting with potentially risky websites.  相似文献

Conflicts in organizations are often initiated by unions. The outcome of a conflict depends on the opportunities of the parties to use the power they have. Parties seldom use all of their resources, either because they are not willing to risk them or because they are not able to muster them. Resources have to be mobilized before they can be used. In this study the conditions under which union members were willing to support their union in a conflict were examined. It was hypothesized that readiness to support union action is a function of the individual's estimates of costs and benefits. One hundred and eight union members in a company where conflict was imminent were asked at two different points in time whether they would support union action. Various types of action were mentioned. The union attempted to mobilize support between the two measurements. Anticipated costs and benefits of a collective, social, and material nature accounted for the variance in willingness to give support, changes in this willingness, and preferences for certain types of action. These findings confirm the contention that a value-expectancy approach to the willingness to participate in union action can be useful. Theoretical and practical implications are discussed.  相似文献

人际互动过程中,信任作为决策过程受到诸多因素的影响,信任的决策逻辑在不同的研究背景中存在冲突。本研究以合适性为信任决策框架,互动关系为激活规范目标的变量,分析了存在互动关系持续预期和不存在互动关系持续预期对信任行为的影响及其影响机制。结果表明:(1)被试间存在关系持续时,信任水平较高;关系持续预期消失时,信任水平显著下降。(2)被试对关系持续的重要性感知与其信任决策显著相关。(3)情境中的目标未被激活时,个体的信任倾向与信任决策显著相关;而当情境目标被激活时,信任倾向与信任决策相关不显著。  相似文献

ABSTRACT

Some studies indicated that different types of trust are qualitatively different psychological experiences, which may lead to different health outcomes. The present study examined the effect of two types of trust, i.e., generalized trust and interpersonal trust, on promoting physical health and subjective well-being in regions varying in societal residential mobility. The data from a nationally representative sample, including 10,968 participants from 28 provinces/municipalities in China, were analyzed. The results showed that the negative relationship between generalized trust and depressed mood was stronger in the regions with higher societal residential mobility whereas the positive relationship between interpersonal trust and physical health and the negative relationship between interpersonal trust and depressed mood were stronger in the regions with lower societal residential mobility. These results highlight the importance of socio-ecological characteristics in understanding the adaptive functions of different types of social capital on health outcomes. On two occasions separated by one year, Chinese adolescents (N = 2,758) responded to instruments measuring their perceived parent-adolescent trust (i.e., paternal trust of the child and the child's trust of the parent) and other dimensions of parent-child relational qualities (satisfaction with parental control, readiness to communicate with the parent, and global satisfaction with the parent-child relationship). Results showed that perceived parent-adolescent trust was concurrently and longitudinally related to other dimensions of parent-child relational qualities. Multiple regression analyses suggest that the relations between perceived parent-adolescent trust and different dimensions of parent-child relational qualities over time were bidirectional in nature. Relative to perceived paternal trust of the adolescent child, adolescent child's trust of their parents exerted a stronger influence on different dimensions of parent-adolescent relational qualities, particularly in the father-adolescent dyad. While the influence of the child's readiness to communicate with the parents on parent-adolescent trust was weak in the father-adolescent dyad, the influence of global satisfaction with the parent-adolescent relationship on parent-adolescent trust was weak in the mother-adolescent dyad. The implications of the present findings on parent education and family therapy are discussed.  相似文献

The purpose of this study is to test key social capital indicators in a disaster context by considering the bonding and bridging types of social capital. Using the East Asian Social Survey, this study chooses three behavioural/cognitive elements of social capital—social trust, voluntary association membership, and personal networks—and divides them into bonding and bridging social capital, in‐group and out‐group trust, homogeneous and heterogeneous membership, and strong and weak ties to test their effects on self‐evaluated community resilience to natural hazards. The results showed that social trust and personal networks had strong positive effects, but the effect of voluntary association membership was positive in societies with high rates of membership (Japan and South Korea) and negative in a society with a low rate of membership (Taiwan). Furthermore, while bonding social capital generally showed a stronger effect than bridging social capital in East Asia, a society with more frequent and intense disasters (Japan) showed a strong effect of heterogenous membership on self‐evaluated community resilience. This study connects two aspects of social capital studies—the elements and the types of social capital—and the findings imply that the relationship between social capital and community resilience may have some mediator variables.  相似文献
