The employee assistance programme (EAP) is a benefit increasingly provided by UK employers that claims to reduce the effects of 'stress' on individuals and organisations, provide a 'management tool' to improve workplace performance and productivity, and respond to critical incidents. Although the marketing literature describes services as workplace-based counselling, there is evidence to suggest what they actually offer is consultation, assessment, referral and short-term treatment to clients experiencing a wide range of serious psychological and mental health difficulties. This article describes EAPs, their history, development and operation, and reviews the evidence to support their claims for effectiveness. Because employee distress is often the result of an interaction between organisational and individual factors, the role and claims of EAPs as organisational interventions are also critically examined.  相似文献

This study addresses the issue of whether positive employee attitudes and behaviors influence business outcomes or whether positive business outcomes influence positive employee attitudes and behaviors. We hypothesize that employee satisfaction, organizational citizenship behavior, and employee turnover influence profitability and customer satisfaction. Data were gathered from the units of a regional restaurant chain via employee surveys, manager surveys, customer surveys, and organizational records. Cross-lagged regression analyses show that employee attitudes and behaviors at Time 1 are related to organizational effectiveness at Time 2. Additional cross-lagged regression analyses show no significant relationship between organizational effectiveness at Time 1 and the employee attitudes and behaviors at Time 2. These results add to the evidence that HR outcomes influence business outcomes, rather than the other way around.  相似文献

Personal and work-related stressors experienced by employees can result in substantial costs to employers in the form of employee absenteeism. Employee Assistance Programs (EAPs) provide an important vehicle to assist employees with behavioral health issues, personal concerns, and work-related problems that impact employee absenteeism. This study tested the impact of EAPs on reducing employee absenteeism utilizing a well-matched control group and human resource timecard data. The study recruited employees from 20 areas of state government and used a prospective, quasi-experimental design with propensity score matching. EAP (n = 145) users were matched to non-EAP (n = 145) users on baseline demographic, psychosocial, and work-related characteristics that differentiate the groups. Hours of sick time recorded were provided by human resource offices. Differences in sick leave usage were tested using mixed model repeated measures. A steeper decline in sick leave usage for EAP than non-EAP employees was found, with estimates of 4.8 to 6.5% fewer hours lost per month to illness. Further analysis found that EAP services were most effective in helping clients move from moderate to low levels of sick leave rather than in reducing sick leave for those experiencing chronic absenteeism. Research on the effectiveness of EAPs rarely utilizes well-matched control groups and frequently relies on self-reported outcomes. Using an objective measure of work time lost, this study provides empirical evidence that users of EAP services tend to reduce their absenteeism at a faster pace than non-EAP users experiencing similar challenges to maintaining productivity.  相似文献

Transformational leadership (TFL) has been proposed as an essential antecedent of leader–member exchange (LMX), which in turn affects outcomes in organizations. We extend this mediation hypothesis in two ways by proposing a differential impact model, which we test on three organizational outcomes: employee job satisfaction, employee organizational commitment, and leader effectiveness. First, we extend LMX’s mediational impact—which has previously only been tested for employee outcomes—to leader effectiveness. Second, we argue that this mediation will be stronger for outcomes that are more proximal rather than distal to dyadic relations between leader and followers (high proximity: job satisfaction; medium proximity: organizational commitment; low proximity: leader effectiveness). Meta-analytic structural equation modelling based on 132 studies revealed that LMX mediates TFL’s relationships with employee outcomes (more strongly for job satisfaction than for commitment), but not with leader effectiveness, whereas TFL showed a stronger direct link to leader effectiveness. The findings suggest that TLF and LMX contribute differentially to organizational outcomes depending on their proximity to dyadic relations between leaders and followers. The differential impact model uncovers leadership effectiveness processes, integrates influential leadership theories, and highlights the importance of distinguishing between different outcome measures and the processes facilitating them.  相似文献

Albert Schweitzer once stated that “success is not the key to happiness, happiness is the key to success.” Despite this widespread belief, employee happiness is often perceived by organizations as an insubstantial topic, irrelevant to bottom-line outcomes. Equally as problematic, past investigations have primarily utilized other positive emotion variables as a proxy for happiness, thus convoluting the relationships between happiness and work outcomes. As such, taking a scientist-practitioner approach, the present study sought to address the need to: (a) directly measure employees’ happiness, (b) link employee happiness to outcomes of organizational interest, and (c) assess the impact that organizational psychosocial factors have in decreasing employee happiness levels. Therefore, by measuring employee happiness, job demands, and organizational outcomes through a two-wave full panel design, the present study provided evidence for employee happiness’s ability to significantly mediate the relationship between job demands and organizational outcomes. Explicitly, a high level of job demands decreased employee happiness, which subsequently decreased employees’ organizational commitment, task performance, and contextual performance, while increasing turnover intentions and counterproductive work behaviors. These results carry significant theoretical and practical implications. Future QOL (Quality of Life) and organizational research would benefit from building on the present findings and establishing a nomological net of employee happiness. Additionally, practitioners have the opportunity to utilize this evidence to demonstrate the impact that employee happiness has on organizationally-relevant outcomes and the role that organizations can have in fostering employee happiness.

In this article, both the literature on employee feedback‐seeking behavior and the literature on information seeking by organizational newcomers are reviewed. This review highlights the various motives that affect the decision of whether or not to seek information, shows how the strength of those motives is affected by both characteristics of the individual and characteristics of the organizational context, and reviews evidence that information seeking has beneficial outcomes. The author then offers an integrated model of antecedents, dynamics, forms, and outcomes of employee information seeking and concludes with suggestions for how future research can extend current understanding of employee information seeking.  相似文献

This multi-method study examined disclosure decisions made by employees with depression as well as their motives for those decisions. In Study 1, we conducted in-depth interviews with employees who had been diagnosed with depression to better understand why they chose to disclose or conceal their depression at work. Based on the results of the interviews, both approach and avoid motives for disclosure and concealment emerged in the analysis. Further, these motives were influenced by multiple organizational factors including social support, stigma, and diversity climate. In Study 2, we developed and validated a scale to measure approach and avoid motives for disclosure and concealement. In Study 3, we tested approach and avoid motives as mediators of the relationships between organizational factors and employee outcomes (i.e., engagement and presenteeism). We tested our model among 223 working adults with depression. Our results provided support for the hypothesized relationships among those who disclosed but not those who concealed, suggesting that when employees disclosed for approach reasons they were more likely to be engaged, and when they disclosed for avoid reasons they were more likely to engage in presenteeism. These findings provide both theoretical and practical contributions to the study of concealable identity management and to employees with mental illness.  相似文献

Purpose  To examine the relationship between proactive personality, employee creativity, and newcomer outcomes (i.e., career satisfaction and perceived insider status). Design/methodology/approach   A survey was conducted using a 3-wave longitudinal design with 146 Hong Kong Chinese employees from various organizations. Structural equation modeling was used to test the research hypotheses including the mediation effects. Findings   Proactive personality was positively associated with employee creativity and employee creativity was positively associated with career satisfaction and perceived insider status. In addition, employee creativity fully mediated the relationships between proactive personality and career satisfaction and perceived insider status. Implications   Based on self-reported responses, these data show that newcomers with a proactive personality shape their work environments in part through creative behavior, which in turn leads to feelings of career satisfaction and perceptions of being an organizational insider. Our study’s results also show that employee creativity is positively and significantly related to workers’ career satisfaction and perceived insider status, suggesting that employee creativity can improve employees’ attitudes toward their career and perceptions as valued and contributing organizational insiders. Future research may examine other possible variables that might mediate the relationship between proactive personality and individual outcomes. Originality/value  One of the few studies that have examined the intervening mechanism by which proactive personality leads to employee outcomes and examined the effects of proactive personality on employee outcomes in Asian culture. Time pressure, one of the factors of organizational innovation climate, has an inconsistent effect on employee creativity. Based on the interactional approach, this study attempted to describe time pressure as a moderator. Data were collected from two surveys of R&D employees at Taiwanese national research institutions in 2007 and 2009. The results showed that time pressure moderated the relationship between organizational innovation climate and creative outcomes. As most theorists had predicted, in a strong organizational innovation climate, time pressure hindered creative outcomes. However, as many practitioners advocate, time pressure enhanced creative outcomes in a weak organizational innovation climate. The implications in a time pressure/organizational innovation climate matrix are discussed.  相似文献

The present paper outlines a model that incorporates employee performance and employee well-being as outcomes. In the performance outcome category, the model includes three forms of employee performance—task performance, contextual performance or organizational citizenship behavior, and negative behavior. In the well-being outcome category, it covers six forms of employee well-being namely; physical well-being, emotional/subjective well-being, psychological well-being, social well-being, ethical well-being, and spiritual well-being. In outlining the proposed model, the paper first briefly describes three forms of employee performance and six forms of employee well-being. It then discusses six models from the existing literature about organizational behavior aspects that address employee performance and/or well-being. Based on these models, the paper outlines a model of organizational behavior aspects for positive employee-related outcomes of employee performance and employee well-being. This proposed model identifies broad categories of organizational behavior aspects based on six existing models and arranges them in a plausible sequence of interrelationships.  相似文献

The view that learning is central to well-being is widely held and the workplace is an important setting in which learning takes place. Evaluations of the effectiveness of well-being interventions in work settings are commonplace, but to date, there has been no systematic review of the effectiveness of learning interventions with regard to their impact on well-being. The review synthesizes evidence from 41 intervention studies, and although no studies report a negative impact on well-being, 14 show no effect on well-being, with 27 studies having a positive impact. We classify the studies according to the primary purpose of the learning intervention: to develop personal resources for well-being through learning; to develop professional capabilities through learning; to develop leadership skills through learning; and to improve organizational effectiveness through organizational-level learning. Although there is an abundance of workplace learning interventions, few are evaluated from a well-being perspective despite the commonly held assumption that learning yields positive emotional and psychological outcomes. The evidence indicates an important gap in our evaluation of and design of workplace learning interventions and their impact on well-being, beyond those focusing on personal resources. This raises important theoretical and practical challenges concerning the relationship between learning and well-being in the context of professional capability enhancement, leadership capability and organizational learning.  相似文献

Virtually all of the studies that have examined the relationship between organizational citizenship behaviors (OCBs) and unit or organizational effectiveness have focused on affiliation‐oriented as opposed to challenge‐oriented forms of OCB, and no study has examined the mechanisms through which OCBs influence unit or organizational effectiveness. Therefore, the purpose of this study is to examine the main and interactive effects that challenge‐oriented and affiliation‐oriented OCBs have on organizational effectiveness through their impact on workgroup task performance. Results from a sample of 150 limited‐menu restaurants showed that the relationship between challenge‐oriented OCBs and workgroup task performance has an inverted‐U shape and is moderated by affiliation‐oriented OCBs, and that workgroup task performance completely mediated the impact of challenge‐ and affiliation‐oriented OCBs (and their interaction) on organizational outcomes (i.e., sales dollars, profit as a percentage of sales, and employee turnover). Specifically, the findings showed that challenge‐oriented OCBs have a positive impact on workgroup task performance up to a point, and beyond that point only when certain enabling conditions (i.e., high levels of affiliation‐oriented OCBs) are present. This article examines the effectiveness of a newly introduced integrative structure and its impact on employee job perceptions in an aircraft maintenance organization. It is not common to find studies, that relate such changes to lower level employee reactions. The implementation of the change programme involved a system-wide approach incorporating both structural and cultural change. Using a retrospective methodology we assessed employee reactions to the changes introduced. We found that both intrinsic job satisfaction and job characteristics perceptions improved in the new integrative organization. The fact that positive findings have been identified when other studies found no relationship between such changes and attitudinal outcomes illustrates the efficacy of a system-wide approach to change. Extrinsic satisfaction and organizational commitment however did not improve. This can perhaps be explained by the fact that the latter areas are concerned with factors outside the direct completion of the job and may take much longer to change if indeed they can be shown to change over time at all.  相似文献

The authors studied employment and roles of master's-level counselors in employee assistance programs (EAPs) and the services offered by different types of EAP organizations. The study focused on programs, workshops and seminars: assessment; counseling; consultation; and evaluation and marketing services offered by EAPs. Master's-level counselors were found to be similar to those with Master's of Social Work (MSW) degrees in employment rate and percentage of EAP staff. Both groups were the most frequently employed and constitute the greatest percentage of the professional mental health staff in EAPs. Also, counselors were found to be involved in all of the service areas studied within each type of EAP. Differences in counselors' roles among EAP types are discussed.  相似文献

CONTINGENCIES IN THE EFFECTS OF PAY RANGE ON ORGANIZATIONAL EFFECTIVENESS   总被引:1,自引:0,他引:1  
The degree of pay spread can influence many organizational level outcomes (e.g., workforce productivity and organizational performance), but empirical studies are inconsistent about the directionality of the effect. We argue that it is not simply the width of the pay range but also the factors responsible for the width that explain the effects of the pay range on employee and organizational outcomes. We expect that when wider pay ranges are attributable to the use of performance-based pay, the effects of the pay range on performance are positive, but narrower pay ranges attributable to performance-based pay reduce this effect substantially. By contrast, wider pay ranges attributable to politically based pay should have negative effects on performance, and this effect should be weakened when the pay ranges are narrower. Data from a sample of motor carriers generally support our predictions. Although wider pay ranges have positive effects, the results reveal a complex pattern of relationships among the basis of pay allocations and pay range width on the one hand and workforce productivity and organizational performance on the other. Implications for future compensation and strategic human resource management research are discussed.  相似文献

In theory, organizational commitment should have a moderately strong relationship with employee performance, but empirical studies have generally found only a weak relationship. We present a new model of the organizational commitment process in which different components of organizational commitment have different relationships with employee behaviors. We argue that the empirical relationship between organizational commitment and performance is weak for two reasons: First, one component of organizational commitment, the desire to remain a member of the organization, often has a weak, uncertain relationship with performance. Second, organizational commitment does not include perceived rewards for high performance, a variable that is a significant determinant of performance. The results, based on a sample of 246 men and women from diverse industries and occupations, were consistent with these explanations.  相似文献

Supported playgroups are community-based services that provide low intensity family support, through regular group sessions for parents and their young children. Led by a playgroup facilitator, the program aims to enrich children’s early learning, enhance positive parenting behaviors, provide social connections for parents, and enable access to other community services. Despite high community acceptance and government investment, little is known about the extent to which such services are effective. This paper reports findings from a systematic review of research on supported playgroups and their effectiveness to improve child, parent, and community outcomes. Thirty-four studies were included, of which 28 were conducted in Australia. Programs targeted a diverse range of families who were considered socially disadvantaged. Seven studies employed experimental or quasi-experimental designs from which reliable evidence for effectiveness could be established. A high proportion of studies were qualitative and included action research, case studies, or ethnographies. A range of qualitative and quantitative measures were used to assess child, parent, and community outcomes. While findings suggested that supported playgroup programs were highly valued by parents and other stakeholders, rigorous evidence of effectiveness for achieving desired improvements in child outcomes or parenting behavior was rare and limited by low quality study designs. More explicit theories of change about how different types of supported playgroup programs can meet diverse family needs are required. Such theories of change would provide directions for specific content and delivery approaches that could address and improve different child and parent outcomes targeted to specific populations of attending families.  相似文献

Critics of the field of positive organizational psychology have expressed reservations with validity and utility of positive constructs, such as hope. The purpose of this article is to systematically review the existing research on hope at work and to determine the ‘true’ relationship between hope and work outcomes by meta-analyzing 133 effect sizes across 45 primary studies based on 11,139 employees. As predicted, we found that the overall corrected mean effect sizes between hope and work performance and employee well-being were positive and statistically significant. Gender and study location were significant moderators of these relationships, with women and US-based studies having stronger hope to work outcomes effects. Taken together, results demonstrate that positive psychology constructs, such as hope, play an important role in understanding and predicting employee behavior.  相似文献
