采用296对上下级匹配数据考察了绩效薪酬对创造力的影响以及人-工作匹配的调节效应和创造力自我效能的中介效应。研究结果表明:绩效薪酬对创造力有倒U形影响;创造力自我效能部分中介了绩效薪酬对创造力的倒U形影响;人-工作匹配调节绩效薪酬与创造力的关系,人-工作匹配度越高,中等强度绩效薪酬的正面效应越强,高强度绩效薪酬的负面效应越弱;绩效薪酬与人-工作匹配的交互效应通过创造力自我效能的完全中介效应影响创造力。  相似文献

Metacognition and motivation are considered key facets of self-regulation in various contexts. Recent studies identified a link between metacognition and creative performance, with metacognitively aware students performing more creatively and exhibiting higher levels of intrinsic and identified extrinsic motivation. The present study aims to examine the relationship between metacognition, orientation toward intrinsic or extrinsic motivation, and creative performance. One hundred nineteen university students completed the Metacognitive Awareness Inventory (MAI) and Scale of Intrinsic versus Extrinsic Orientation in the Classroom and performed four verbal creativity tasks (product improvement task, consequences task, and two unusual uses tasks). The partial correlation network showed that all the creativity tasks were uniquely related to at least one facet of metacognition, and that the most complex task (product improvement task) was linked to both metacognitive knowledge and regulation. Furthermore, the structural equation model indicated that orientation toward intrinsic motivation mediated the relationship between metacognition and creative performance, explaining 16% of the variance in creative performance.  相似文献

The impact of two social-psychological factors, expected evaluation and modeling, on creativity was investigated in a laboratory study. The controlling and informational aspects of expected evaluation were manipulated and individuals were provided no example, a standard example, or a creative example of a solution to a representative management problem. As expected, individuals had significantly higher creativity and intrinsic motivation when anticipating an informational rather than a controlling evaluation. In addition, individuals given a creative example had higher creative performance than those given no example. The lowest levels of intrinsic motivation and creativity were found when expected evaluation was of a controlling nature and a standard model was given. Additionally, we tested and found support for Cognitive Evaluation Theory's primary intervening cognitive process of locus of causality mediating the relationship between evaluation and intrinsic motivation. Intrinsic motivation was not found to mediate the relationship between evaluation and creativity, and possible explanations for this result are discussed.  相似文献

Novelty is inherent to creative processes. A positive effect of novelty on creative task performance was therefore predicted. However, creativity can benefit from divergent, as well as convergent thinking. Subsequently, novelty may benefit creative performance when divergent thinking is required, but it could inhibit creative performance when convergent thinking is required. In Study 1, participants were primed with novelty or familiarity, and performed a creativity task that required divergent thinking. Results showed a beneficial effect of novelty priming on originality of the answers. In Study 2, a creativity task that required convergent thinking was framed as novel, familiar, or neutral. Results showed an inhibitory effect of novelty on creativity. Results are related to information processing styles, and implications for creativity and novelty research are discussed.  相似文献

Although many scholars and practitioners are interested in understanding how to motivate individuals to be more creative, whether and how rewards affect creativity remain unclear. We argue that the conflicting evidence may be due to differences between studies in terms of reward conditions and the context in which rewards are offered. Specifically, we examine 5 potential moderators of the rewards-creative performance relationship: (a) the reward contingency, (b) the extent to which participants are provided information about their past or current creative performance, (c) the extent to which the reward and context offer choice or impose control, (d) the extent to which the context serves to enhance task engagement, and (e) the extent to which the performance tasks are complex. Using random-effects models, we meta-analyzed 60 experimental and nonexperimental studies (including 69 independent samples) that examined the rewards-creativity relationship with children or adults. Our results suggest that creativity-contingent rewards tend to increase creative performance-and are more positively related to creative performance when individuals are given more positive, contingent, and task-focused performance feedback and are provided more choice (and are less controlled). In contrast, performance-contingent or completion-contingent rewards tend to have a slight negative effect on creative performance.  相似文献

We propose that problem‐solving demand (PSD) is an important job attribute for employees' creative performance. Applying job design theory, we examined the relationship between PSD and employee creativity. The theorised model was tested with data obtained from a sample of 270 employees and their supervisors from three Chinese organisations. Regression results revealed that PSD was positively related to creativity, and this relationship was mediated by creative self‐efficacy. Additionally, intrinsic motivation moderated the relationship between PSD and creative self‐efficacy such that the relationship was stronger for individuals with high rather than low intrinsic motivation. We discuss our findings, implications for practice, and future research.  相似文献

This study tested the hypothesis that interest in a certain topic enables children to sustain their intrinsic motivation in topic-related tasks when positive feedback is absent. Ninety-one Israeli children in the seventh grade completed a questionnaire assessing their interest in the topic of logic questions. Later, in individual sessions, children worked on logic questions, and either received positive feedback or no feedback on their performance. Then, they completed a questionnaire assessing their intrinsic motivation to participate in a similar task. As expected, children with a high level of interest reported more intrinsic motivation than did children not high on interest. Among children with moderate interest, absence of positive feedback was associated with decreased intrinsic motivation for boys, and increased motivation for girls. This gender-related pattern was interpreted as suggesting that girls with moderate interest perceived the positive feedback as an attempt to control them. The findings support the view that interest may serve as a personal resource that helps children to cope with non-optimal learning conditions.  相似文献

Using a mood-as-input model, the authors identified conditions under which negative moods are positively related, and positive moods are negatively related, to creative performance. Among a sample of workers in an organizational unit charged with developing creative designs and manufacturing techniques, the authors hypothesized and found that negative moods were positively related to creative performance when perceived recognition and rewards for creative performance and clarity of feelings (a metamood process) were high. The authors also hypothesized and found that positive moods were negatively related to creative performance when perceived recognition and rewards for creativity and clarity of feelings were high.  相似文献

Two studies examined how contextual cues influence the impact of receiving instructions for improving performance on intrinsic motivation. The authors proposed that whether instruction enhances or decreases motivation depends on the salience of performance goals. Goal salience was proposed to be a function of how an individual defines the activity, which, in turn, may be influenced by contextual features. To test this hypothesis, the authors used a computer game that emphasized fantasy in addition to skill, and they varied the presence of contextual cues highlighting performance. In Study 1, the authors varied the presence of prior performance feedback, and found that instruction decreased interest only when no prior performance feedback (positive or negative) was received. In Study 2, the authors explicitly manipulated contextual salience by describing the activity's goals as either skill- or fantasy-related. Instruction decreased interest in the fantasy-emphasis context, but increased interest in the skill-emphasis context. Furthermore, when instruction matched perceived goals Ss experienced greater positive affect while performing the task. The implications for models of intrinsic motivation are discussed.  相似文献

We expected a positive boosting effect of a performance-based extrinsic reward on motivation and performance for those with higher control-related resources (i.e., perceived task control and trait self-control) and a positive compensating effect for those who lacked these resources. Study 1 supported compensation. Those with lower resources experienced a beneficial effect of reward on motivation and performance (i.e., compared to no reward). In Study 2, coping was examined as a mechanism. Again, reward compensated for lower resources, enhancing motivation, and performance due to enhanced coping. For those with higher resources, reward boosted motivation and performance due to coping. Thus, the interactive effects of reward and resources are paradoxical: higher resources can maximize the utility of a reward, but reward can also compensate for low resources.  相似文献

Study 1 was conducted to examine the contribution of the joint condition of supervisor close monitoring and the presence of creative coworkers to employees' creativity. In addition to replicating Study 1's results, Study 2 examined (a) the joint condition of supervisor developmental feedback and presence of creative coworkers and (b) whether creative personality moderated the contributions of the 2 joint conditions. Converging results from the 2 field studies demonstrated that when creative coworkers were present, the less supervisors engaged in close monitoring, the more employees exhibited creativity. Study 2 also found that the contribution of this joint condition was stronger for employees with less creative personalities and that when creative coworkers were present, the more supervisors provided developmental feedback, the more employees exhibited creativity.  相似文献

The current research investigated how patterns of home and host cultural identification can explain which individuals who have lived abroad achieve the greatest creative and professional success. We hypothesized that individuals who identified with both their home and host cultures (i.e., biculturals) would show enhanced creativity and professional success compared with individuals who identified with only a single culture (i.e., assimilated and separated individuals). Further, we expected that these effects would be driven by biculturals' greater levels of integrative complexity, an information processing capacity that involves considering and combining multiple perspectives. Two studies demonstrated that biculturals exhibited more fluency, flexibility, and novelty on a creative uses task (Study 1) and produced more innovations at work (Study 2) than did assimilated or separated individuals. Study 3 extended these findings to general professional outcomes: Bicultural professionals achieved higher promotion rates and more positive reputations compared with assimilated or separated individuals. Importantly, in all 3 studies, integrative complexity mediated the relationship between home/host identification and performance. Overall, the current results demonstrate who is most likely to achieve professional and creative success following experiences abroad and why. Previous research indicates that mortality salience and creative behavior combine to increase feelings of guilt, presumably over the disruption to social connection elicited by the call for innovative expression. The present studies examined whether satiating assimilation motives by highlighting conformity to others reduces this effect (Study 1) and facilitates positive psychological engagement (Study 2). Study 1 used a 2 (conformity vs. neutral feedback)x2 (mortality salience vs. control)x2 (creative task vs. noncreative task) design and had participants complete a self-report measure of guilt. Study 2 used a 2 (mortality salience vs. control)x2 (other goal task vs. self-goal task) design, and after a creativity exercise, had participants complete measures of positive mood, vitality, and creative problem solving. Results indicated attending to assimilation needs reduced the elevated guilt that follows the juxtaposition of mortality salience and creative behavior and also increased a sense of positive engagement. 该研究探讨了预期交流对创造力的影响, 以及解释水平在其中的调节作用。实验1采用结构性想象任务探讨预期交流是否影响创造力。结果表明, 相较于没有预期交流, 预期交流条件下的个体表现出更高的创造力。实验2采取了创意产生任务, 并探讨了解释水平在其中的调节作用。结果表明, 当完成抽象的、高解释水平任务时, 相较于无预期交流, 预期交流条件下个体在新奇性和变通性两个维度上表现出了更高的创造力; 当完成具体的、低解释水平任务时, 预期交流的效应不复存在。也就是说, 只有当创造力任务要求高解释水平的抽象思维时, 预期交流才能促进创造力的发挥。总结而言, 本研究在过往对于交流与创造力以及解释水平与创造力的研究基础上进一步发现, 对于抽象创造力任务, 虽然真正的信息交流尚未发生, 但仅仅对于交流的预期就会提高创造力水平。  相似文献

This research examined whether and which purpose goals moderate the relationship between task interest and actual performance and whether assigned goals have different effects (Study 1) than adopted goals (Study 2). Two studies were conducted using a full 2 X 2 design of the performance-mastery and approach-avoidance distinctions, plus control conditions. In the control conditions, that is, in a neutral purpose goal context, the expected positive relationship between initial task interest and actual performance was found. In a purpose goal context, this link held only for a congruent mastery-approach goal (either assigned or adopted). The gain in task interest found in a neutral purpose context was observed in the purpose goal conditions only when participants attained their purpose goals. It was concluded that having an incongruent purpose goal may undermine the positive effect of prior task interest on actual performance as well as on subsequent task interest.  相似文献

The present study tested the effects of extrinsic motivation on scientific and artistic creativity among Chinese middle school students. In Study 1, a between-groups design was applied to examine the effects of expected rewards on scientific and artistic creativity among 123 students, and in Study 2 the same design was applied to examine the effects of expected evaluation from different raters on scientific and artistic creativity among 120 students. We also considered the effects of grade and gender in both studies. The results of Study 1 indicated that expected material reward had significant negative effects on scientific creativity for 7th graders, while expected social reward had significant positive effects on scientific creativity for 8th graders, and both expected material and social rewards had significant positive effects on artistic creativity. The results of Study 2 indicated that expected evaluation from teachers and classmates had significant negative effects on scientific creativity and significant positive effects on artistic creativity. These results suggest that there is no one-size-fits-all answer to the effects of extrinsic motivation and creativity, Factors such as culture, type of extrinsic motivation, grade, and domains of creativity must be fully considered when cultivating adolescents’ creativity.  相似文献

Previous research has suggested that personal need for structure (PNS) is negatively related to creative performance. In this article, it is argued that this relation, in fact, depends on another personality variable: personal fear of invalidity (PFI). When PFI is high, PNS should indeed be negatively associated with creativity. However, PNS should be positively associated with creativity when PFI is low, because this combination enables people to take a structured approach to creative tasks and this can be helpful to overcome their reliance on conventional and accessible task strategies. In four studies, this hypothesis is tested using different measures of creative performance. The expected interaction effect is found for measures of ideational fluency and measures of originality but not for measures of flexibility. Moreover, it is shown that the interaction effect between PNS and PFI is mediated by perseverance within thought categories.  相似文献

We investigated whether the effect of goal difficulty on creativity may be clarified by examining how people appraise their working conditions. In an experiment, 157 undergraduate students completed a divergent thinking task for which goal difficulty was manipulated. Stress appraisals were assessed through self-reports, and creativity was evaluated by independent judges. Results indicated that difficult goals, although categorized as a challenge stressor, can also be appraised as a hindrance and/or a threat. Although there was a direct positive effect of difficult goals on creative performance, hindrance appraisals partially mediated a negative relationship between goal difficulty and creative performance. Results highlight that stress appraisals can help clarify inconsistent effects of stressors, with implications for managing creativity.  相似文献
