This field study focused on the influence of sex stereotypes in the evaluation of male (N=38) and female (N=21) job applicants in the Netherlands. The employee selection process for higher-level technical and academic jobs in real life situations was studied, with special attention to the assessment of applicants by members of selection committees. It was demonstrated that, according to the job interviewers, the ideal applicant had more masculine than feminine traits. Males and females were regarded as having the same qualifications for the job, but because male applicants were assessed as having more masculine characteristics and female applicants more feminine characteristics, the male applicants were accepted more often. The job interviewers acted according to a fit model: The applicant most similar in traits to the ideal applicant was hired for each job.  相似文献

Abstract

Biodata instruments can be used in selection for several purposes (including screening, prediction, analysis of decision strategies). This article is concerned with the construction and validation of a biodata instrument for the selection of intermediaries by a profit-making employment agency in the Netherlands. The instrument was constructed according to the sample approach and measures work experiences with regard to relevant tasks and job dimensions. A field study gathered biodata scores from applicants (n £ 300) and present employees (n £ 70), interview ratings from the applicants, and ratings of job performance for the employees. The results obtained indicated that the instrument was a potentially useful selection device. The homogeneity of scale scores was sufficient and the scores show little overlap with other selection devices (interview ratings). In addition, particular scores correlate at a statistically significant level (P < 0.01) with ratings of job performance of present employees (r £ 0.30 to 0.40). Estimates of the utility (financial gains) of using the instrument in selection revealed that the instrument may yield considerable pay-offs. It is concluded that the construction and validation of the instrument yielded several positive results, and that the sample approach in constructing biodata selection instruments is an option worth considering.  相似文献

During the past 20 years, interest has arisen concerning the existence of a specific police personality. Much of the early studies had significant methodological difficulties. The present study aimed to examine the personality traits of ‘Positive and Negative Affectivity’ in a group (n = 699) of serving Scottish police officers. The PANAS scale (Watson, Clark & Tellegen, Journal of Personality and Social Psychology, 54, 1063–1070, 1988) suggested that the sample did not differ from the norm on either of these indices. No differences were found according to age or length of service, which brings into question previous assertions made concerning the role of the police organisation in the development of police personality. However, the complexity of the issue was demonstrated, as differences in affectivity were observed according to gender, marital status, rank, working location and job satisfaction level.  相似文献

It has been consistently reported the deaf children have tremendous problems in reading English sentences. Three experiments were conducted in the present study to investigate the nature of deaf children's reading inability. The first experiment looked into the letter-decoding process. It was found that deaf subjects took longer than normal-hearing subjects in encoding and decoding alphabetic letters. The second experiment employed a sentence-picture verification paradigm. The results showed that deaf subjects adopted a visual-imagery coding strategy rather than a general linguistic coding strategy as described by H. H. Clark and W. Chase (Cognitive Psychology, 1972, 3, 472–517) and by P. A. Carpenter and M. A. Just (Memory and Cognition, 1975, 3, 465–473). However, when the sentence was presented in manual signs (Experiment 3), deaf subjects' verification time showed that they adopted a general linguistic coding strategy. Thus, deaf subjects are capable of linguistic coding strategy, but they do not apply it to process printed English sentences. A second-language hypothesis was advanced to account for the obtained data. Deaf children's reading inability was also discussed from this perspective.  相似文献

The research goal was to identify potential “contextual” predictors of job performance for military officers. Exploratory factor analysis of job component ratings by military officers (n = 105) in the Irish Defence Forces revealed two “contextual” and two task-related factors. There were no differences in the extent to which contextual job components were a part of the jobs across four military units, but for one contextual factor, contextual components were a significant part of some jobs. Other research shows contextual components increment validity beyond both g and task-related job components. In this first reported study using a sample of military officers to examine contextual job behaviors, the findings suggest contextual components may also increment validity in officer selection models.  相似文献

In a concurrent validity study, a comprehensive job analysis of a mid-level secretarial position resulted in the development of highly valid employment selection instruments. Six hundred fifty-nine supervisors and 883 incumbents in 20 locations participated in the job analysis. Scores from the selection test correlated with composite ratings from a research performance appraisal (RPA) .41 (p<.001). Two forms of the test (A and B) were developed. Form A and Form B test scores and RPA composite ratings correlated .55 and .48 (p<.001) respectively. The unbiased estimate of equivalence reliability of Form A and Form B was .94. The two tests correlated .89 (p<.001).  相似文献

We describe new Fourier- and shape-based methods for quantifying variation in phase-portraits, and re-analyze previously-published ontogenetic and adult data [Clark, J. E., & Phillips, S. J. (1993). A longitudinal study of intralimb coordination in the first year of independent walking: A dynamical systems approach. Child Development, 64, 1143–1157]. Results show considerable variation between individuals and through development, but after 6 months of walking some gait patterns stabilize.  相似文献

This study examines applicant reactions to ten popular selection methods in China. Using a sample of 294 graduates we found that Chinese applicants’ reactions were highly favorable for work sample tests, interviews, and written ability tests, whereas Guanxi (i.e., relying on personal contacts when applying for a job) and graphology were perceived as the least favorable selection methods. Guanxi was also perceived as significantly less fair method compared with all others on all seven procedural dimensions studied. These findings suggest that Guanxi as an informal selection channel might threaten the fairness of personnel selection in China. Implications for the design of selection systems in Chinese companies are discussed, and ramifications for future research into applicant reactions are considered.  相似文献

This study explored whether congruence, calling, job characteristics or personality were better predictors of job satisfaction and tenure. The sample consisted of 1968 employees across four different job roles: sales engineers (N=309), graphic designers (N=383), teachers (N=481) and clergy (N=795). Data was collected as part of a selection and development centre battery. Results found evidence of calling, with clergy reporting significantly higher levels of work satisfaction and tenure, despite the absence of some personality predictors (i.e. conscientiousness) and job characteristics (task identity, feedback). In general personality [particularly conscientiousness (+) and neuroticism (-)] along with job characteristics (variety and autonomy) were the most likely predictors of satisfaction across the different roles. No evidence could be found that congruence predicted work satisfaction or tenure. Results have implications for renewed interest in the role of calling according to its original definition and question the role of congruence in determining best fit especially in the context of vocational assessments.  相似文献

Research has shown that the use of digital technologies in the personnel selection process can have both positive and negative effects on applicants’ attraction to an organization. We explain this contradiction by specifying its underlying mechanisms. Drawing on signaling theory, we build a conceptual model that applies two different theoretical lenses (instrumental-symbolic framework and justice theory) to suggest that perceptions of innovativeness and procedural justice explain the relationship between an organization’s use of digital selection methods and employer attractiveness perceptions. We test our model by utilizing two studies, namely one experimental vignette study among potential applicants (N?=?475) and one retrospective field study among actual job applicants (N?=?335). With the exception of the assessment stage in Study 1, the positive indirect effects found in both studies indicated that applicants perceive digital selection methods to be more innovative. While Study 1 also revealed a negative indirect effect, with potential applicants further perceiving digital selection methods as less fair than less digitalized methods in the interview stage, this effect was not significant for actual job applicants in Study 2. We discuss theoretical implications for the applicant reactions literature and offer recommendations for human resource managers to make use of positive signaling effects while reducing potential negative signaling effects linked to the use of digital selection methods.

The aim of this paper is to describe a study which investigated the influence of organizational factors on job involvement and specialization involvement. It was hypothesized that rank, self-expression, participation in decision making, and career factors affect job and specialization involvement. The independent variables were chosen by considering an extension of Schein's (1971, Journal of Applied Behavioral Science, 7, 401–426) “career cone” concept. The hypotheses were tested using a sample of Australian Army officers (N = 384) in a questionnaire survey. The results showed that job involvement is associated primarily with self-expression, although the latter is influenced in turn by participation in decision making, and that specialization involvement is associated with both self-expression and career factors. Rank does not affect either involvement variable. It was concluded that Schein's concept is a useful guide to theory and research on career attitudes. The results support the proposition that job and specialization involvement are distinct constructs. Implications for organizations are discussed.  相似文献

This study used a fairness theory approach to examine a link between applicants' perceptions and their actual reapplication behavior. We suggested that applicants who do not receive job offers form ‘Would’ counterfactuals based on perceived performance and ‘Should’ counterfactuals based on two procedural justice rules (job relatedness and opportunity to perform). Participants (N=542) were applicants for a United States federal government position. After not being hired in the initial selection process, 9% of the applicants reapplied for the job the following year. We found some support for the hypothesized interactions. The job relatedness–perceived performance interaction was not significant, but the opportunity to perform–perceived performance interaction was. Opportunity to perform had a stronger influence when perceived performance was higher.  相似文献

This study used three variables from a self‐regulatory job‐search framework to investigate individual differences in the relationship between applicants' perceived procedural fairness of selection tests and job‐pursuit intentions. Employment commitment, job‐search self‐efficacy, and motivational control were hypothesized to moderate the procedural fairness – job‐pursuit intentions relationship while controlling for pretest attitudes and perceived performance. Applicants (N=291) for entry‐level clerical jobs with large federal agencies completed pretest and posttest surveys. Results suggested that only job‐search self‐efficacy and motivational control moderated the relationship between perceived procedural fairness and job‐pursuit intentions. The relationship was stronger for applicants with higher levels of job‐search self‐efficacy and lower levels of motivational control.  相似文献

Using a sample of engineers (N=80), the correlation between job experience and the personality dimensions was estimated. The results showed very small correlations. Although many theoretical approaches propose that job characteristics affect employee learning, the question is why and how job characteristics influence learning. The present study reviews the evidence on the relationships among learning antecedents (i.e., job characteristics: demands, variety, autonomy and feedback), learning processes (including motivational, meta‐cognitive, cognitive and behavioral processes) and learning consequences. Building on an integrative heuristic model, we quantitatively reviewed 85 studies published between 1969 and 2005. Our analyses revealed strong evidence for a positive relation between job demands and autonomy on the one hand and motivational and meta‐cognitive learning processes on the other. Furthermore, these learning processes were positively related to learning consequences.  相似文献

The political skill inventory (PSI) assesses social effectiveness in organizations by self‐reports and has demonstrated strong evidence of validity. It was the purpose of this experimental field study to investigate construct and criterion‐related validity of the PSI when used under conditions of personnel selection. In the experimental group (n=102), the instructions asked job incumbents to work on the PSI, a social desirability scale, and a Big‐Five personality inventory as if they took part in a personnel selection procedure for a personally very attractive position. Additionally, they were asked to report yearly income. In the control group (n=110), job incumbents were asked to answer the items honestly. As expected, in both conditions, the PSI did not correlate with social desirability, but it correlated positively with extraversion, conscientiousness, and income, and negatively with neuroticism, thus demonstrating construct and incremental criterion‐related validity under both conditions. Two studies examined aspects of the validity of self‐report and performance‐based measures of emotional intelligence (EI) relevant to their use in personnel selection. In Study 1, structural equation modeling indicated that a two‐factor model with separate factors for the two types of EI measures fit better than a one‐factor solution. The performance‐based EI factor was more related to cognitive ability (R=.38) than personality (R=.26), whereas the self‐report EI factor was more related to personality (R=.85) than cognitive ability (R=.09). Although the performance‐based EI factor correlated more strongly with job performance (ρ=.24) than did that of the self‐report (ρ=.05), it provided little incremental validity beyond cognitive ability and conscientiousness. In Study 2, participants were asked to complete the measures as if applying for a job, and mean scores were then compared with those of Study 1. Results indicated that self‐report EI measures were more vulnerable to distortion than were the performance‐based measures. Implications for the assessment of EI in personnel selection contexts are discussed.  相似文献

Most research on the relationship between personality and overall job performance assumes linearity and homoscedasticity. This study investigated the prevalence and nature of nonlinearities and heteroscedasticies in relationships between conscientiousness and supervisory ratings of overall job performance across five independent samples using both concurrent (k = 4) and predictive (k = 1) designs. Hierarchical polynomial regression analyses found evidence of robust linear effects but no evidence of statistically significant quadratic or cubic effects. A statistically and practically significant heteroscedastic effect was found in only one sample such that lower errors of prediction were evidenced in the ends in comparison to the middle of the bivariate distribution. Implications for the use of conscientiousness in personnel selection are suggested. Limitations of the current study and directions for future research are noted.  相似文献

It is surprising that there are no published studies exploring job satisfaction and subjective well-being (SWB) in nurses given the current shortage (Clark & Clark, 2002). For the present study, 152 nurses completed measures of job satisfaction, SWB, and social desirability. The Dimensions of Satisfaction scale was designed for this study and demonstrated acceptable reliability and validity. Results indicated that the most important aspect to nurses' job satisfaction is pay, followed by staffing and benefits. When entering the field, nurses most valued pay, followed by personal fulfillment and respect. A majority of the sample (59%) indicated satisfaction with their job, but this is well below the national average for American workers (85%; National Opinion Research Center, 2000). Nurses indicated higher SWB than the general population (Myers & Diener, 1996). However, the correlation between job satisfaction and SWB was lower than that of the general population (Tail, Padgett, & Baldwin, 1989).  相似文献
