In the present study, we examined the effect of recruiter and applicant gender on recruiters' evaluations of applicants' qualifications as reported on actual applicant resumes. Forty recruiters evaluated applicant resumes that were randomly allocated to them. In total, 388 recruiter evaluations of applicant resumes comprised the sample. Results indicate that recruiter and applicant gender interacted to predict recruiters' perceptions of applicants' qualifications. Male recruiters' perceptions of applicants' work experiences did not differ depending on applicant gender. However, female recruiters perceived male applicants' resumes to report more work experiences than resumes of female applicants. Furthermore, male recruiters perceived female applicants as having more extracurricular interests than male applicants. Female recruiters rated both male and female applicants as having about the same amount of extracurricular activity information on their resumes. Gender role theory provides a possible explanation for the study's findings.  相似文献

This study uses Cable and Turban's (2001) employer knowledge framework as a conceptual model to formulate hypotheses about a broad range of possible factors affecting the attractiveness of an organization (i.e. armed forces) among potential applicants (576 high‐school seniors). Results show that gender, familiarity with military organizations, perceptions of job and organizational attributes (task diversity and social/team activities), and trait inferences (excitement, prestige, and cheerfulness) explained potential applicants' attraction to military organizations. Relative importance analyses showed that trait inferences contributed most to the variance, followed by job and organizational attributes, and employer familiarity. Finally, we found some evidence of interactions between the three dimensions. Specifically, trait inferences and job and organizational attributes had more pronounced effects when familiarity was high. From a theoretical perspective, these results generally support the framework of employer knowledge. At a practical level, implications for image audit and image management are discussed.  相似文献

Despite the vast amount of applicant reactions studies, few have examined combined effects of selection outcomes with perceived procedural and distributive fairness on both personal and organizational reactions. Further, most have been conducted in laboratory settings, limiting external validity. The present study examined these effects with a longitudinal design, measuring actual applicants' well‐being and organizational attractiveness preinterview and postoutcome. As expected, several interactions between outcomes and fairness were found. Applicants who were hired reported both highest well‐being and organizational attractiveness when they perceived the outcome as fair. In contrast, applicants who were rejected reported highest well‐being when they thought the outcome was unfair. Selection outcome and procedural fairness interacted for organizational attractiveness, with higher procedural fairness leading to higher attractiveness for rejected applicants.  相似文献

Sex-typed college students (16 males and 16 females) and androgynous college students (16 males and 16 females) evaluated the resumes of fictitious applicants for a managerial position described as requiring interpersonal competencies. The applicant's physical attractiveness, qualifications, and sex were systematically varied in the resumes. Five-way analyses of variance were performed on the hiring decisions about the applicants and the perceived attractiveness, masculinity, femininity, and social desirability of the applicants. Hiring preferences were shown for attractive over unattractive applicants, for wellqualified over less qualified applicants, and among these preferred groups, males were favored over females. The subject's sex-role orientation predictably moderated the effect of the applicant's attractiveness but not the effect of the applicant's sex. Sex-typed subjects committed “beautyism” more than androgynous subjects did. The applicants' sex, qualifications, and attractiveness affected how they were perceived in terms of sex-role attributes as well as sex-irrelevant, socially desirable traits. Theoretical implications and suggestions for further research are discussed.  相似文献

Little is known about how applicants' selection expectations and perceptions interplay in predicting applicant attraction outcomes (organizational attractiveness, job pursuit intention, and recommendation intention). In the present study, 340 entry‐level applicants for jobs in a large financial company provided information about their selection expectations before the procedure, and about their perceptions and attraction to the organization after the procedure. Regression analyses indicated that applicant perceptions, and in particular perceptions of warmth/respect, mediated the relationship between selection expectations and organizational attractiveness and job pursuit intention. No support was found for the moderating role of selection expectations in the perception–attraction relationship. Implications for practice and future research are discussed.  相似文献

This article considers personnel selection from a counseling perspective by investigating applicants' and recruiters' perceptions of the selection procedure. A survey was conducted among 700 applicants and 140 recruiters to investigate whether applicants' and recruiters' preferences for and expectations of the selection procedure were silmilar or dissimilar. Results of analyses of variance and t tests showed that applicants preferred a tailor‐made treatment, facilitating transparency and negotiation. Recruiters preferred a standardized objective approach to negotiation. Applicants' expectations of the selection procedure differed from the way recruiters actually treated applicants during the selection procedure. Apparently, applicants' and recruiters' perceptions do not correspond. Theoretical and practical considerations for employment counselors are discussed.  相似文献

Attempts to recruit minority officers are an integral component of community‐based policing initiatives in Western democracies. To better understand how to optimize these initiatives, 80 African‐Canadian police applicants were surveyed for perceptions of occupational role, career aspirations and obstacles to minority recruitment. Although service to the Black community was a high priority, applicants reported this goal as secondary to providing service regardless of ethnicity. Further, applicants reported they would be as effective policing the White community and more effective policing the Black community than their White counterparts. Racial prejudice on the part of police officers and society were viewed as the most significant obstacles to minority recruitment. Two tests of potential perceptual distortions indicated that applicants perceived African‐Canadian acquaintances to be more frequent targets of police discrimination than they were as individuals, and perceived themselves as relatively less alienated from the police than were the police from their group. Discussion focuses on obstacles to minority recruitment, the fit between applicants' attitudes and the demands of modern policing, and the potential impact of a more ethnically diverse force for police–minority relations. Using a sample of 332 job applicants in Iran, this study integrates Technology Acceptance Model (TAM) and signaling theory to explain factors influencing applicants' behavioral intentions to apply for jobs online. Of the two main constructs of TAM, perceived usefulness was found to have a significant impact on applicants' behavioral intentions, while perceived ease of use was not. Based on the signaling theory, impression of the organizational website appeared to create interests in organization as a potential employer; hence, prompt applicants to apply for jobs. These results extend our understanding of the online recruitment in different context and provide further insights with regard to possible effects of website features on applicants' attractions toward organizations operating in Iran.  相似文献

This study investigated ethnic majority and minority applicants' fairness perceptions (N = 445) of video resumes, compared with paper resumes. Additionally, the moderating effect of minorities' ethnic identity and language proficiency on fairness perceptions of video/paper resumes was studied. Despite discriminatory concerns, ethnic minority applicants perceived the fairness of video resumes equally or more positively when compared with ethnic majority applicants, and when compared with paper resumes. Minorities' ethnic identity was positively related to fairness perceptions of resumes. Furthermore, language proficiency was a significant moderator: Higher proficiency was related to higher fairness perceptions of paper resumes. The implication is suggested that ethnic minority applicants may prefer a more personalized way of applying (video resume), instead of less personalized ways.  相似文献

Despite years of research examining the types of job and organizational attributes (e.g. pay, fit) that influence applicants' perceptions of organizational attractiveness, almost no research has examined how and why the weighting placed on these attributes may change across the stages of a recruitment and selection process. Using a longitudinal policy‐capturing methodology, doctoral applicants to a psychology graduate programme were surveyed at three points in time. Results revealed the weighting of fit and funding (pay) attributes increased over time, and there were individual differences in attribute weighting over time. Individual differences in applicant marketability partially explained these changes.  相似文献

Research has suggested the importance of applicants' expectations of forthcoming selection procedures in predicting how applicants react to selection procedures. Validated measures of selection expectations are still scarce, however. This study reports on the validation of the Applicant Expectation Survey (AES), intended to measure applicants' expectations of forthcoming selection procedures. The AES was validated using three military applicant samples and showed sound psychometric properties (i.e., reliability, measurement invariance, discriminant validity) for a five‐factorial oblique structure consisting of 26 items. The five factors (i.e., Warmth/respect, Chance to demonstrate potential, Difficulty of faking, Unbiased assessment, Feedback) were positively related to several organizational outcome measures and to applicants' perceptions of the selection procedure, providing evidence for the predictive validity of the AES.  相似文献

This study used three variables from a self‐regulatory job‐search framework to investigate individual differences in the relationship between applicants' perceived procedural fairness of selection tests and job‐pursuit intentions. Employment commitment, job‐search self‐efficacy, and motivational control were hypothesized to moderate the procedural fairness – job‐pursuit intentions relationship while controlling for pretest attitudes and perceived performance. Applicants (N=291) for entry‐level clerical jobs with large federal agencies completed pretest and posttest surveys. Results suggested that only job‐search self‐efficacy and motivational control moderated the relationship between perceived procedural fairness and job‐pursuit intentions. The relationship was stronger for applicants with higher levels of job‐search self‐efficacy and lower levels of motivational control.  相似文献

This study used a fairness theory approach to examine a link between applicants' perceptions and their actual reapplication behavior. We suggested that applicants who do not receive job offers form ‘Would’ counterfactuals based on perceived performance and ‘Should’ counterfactuals based on two procedural justice rules (job relatedness and opportunity to perform). Participants (N=542) were applicants for a United States federal government position. After not being hired in the initial selection process, 9% of the applicants reapplied for the job the following year. We found some support for the hypothesized interactions. The job relatedness–perceived performance interaction was not significant, but the opportunity to perform–perceived performance interaction was. Opportunity to perform had a stronger influence when perceived performance was higher.  相似文献

Knowing to what extent applicant reactions are related to stable individual differences and not only to characteristics of a selection procedure is important for the design and administration of the selection procedure and for dealing with applicants. The aim of this study was to explore relationships between individual differences (Big Five, core self‐evaluations, trait affectivity, and general mental ability) and applicants' perceptions of an operational assessment center (AC). Data from 294 applicants revealed that individual difference variables explained significant variance in their perceptions of the AC, even after controlling for self‐rated and actual performance. Based on these results, the nature of the applicant pool should be considered for designing selection procedures, dealing with applicants, and for research purposes.  相似文献

Faking has remained a major concern for organizations using self‐report personality measures for selection. Scholars recenlty developed a new middle‐warning faking‐mitigation procedure. The present replication study was the first field test in the United States using 193 applicants for an entry‐level position in a New York‐based consulting firm. Results replicated most of Fan et al.'s findings including (a) the middle‐warning significantly lowered fakers' personality scores over retesting, whereas the control message had little influence on nonfakers; (b) the above warning effect carried over to personality scales that were not retested; and (c) the persistent tendency of potential fakers rising to the top of personality score distribution was weakened. In addition, applicants' perceptions were not being negatively affected by the warning.  相似文献

Although there is a growing applicant reactions literature, relatively little work has addressed the role of personality in applicant perceptions. Using a sample of actual law enforcement applicants (N=120), we studied the relationship between Big Five personality measured before a written test and applicants' post‐test fairness perceptions, perceptions of themselves, and perceptions of the hiring organization. Personality was related to applicant perceptions after controlling for gender and test score. Personality also accounted for significant variance in self‐perceptions and perceptions of the hiring organization beyond that accounted for by fairness perceptions. Neuroticism and agreeableness were the most consistent predictors of applicant perceptions. Our discussion focuses on the consideration of individual differences in applicant reactions research.  相似文献

Previous recruitment studies have treated potential applicants as individual decision makers, neglecting informational social influences on organizational attractiveness. The present study investigated if and under what conditions word‐of‐mouth communication matters as a recruitment source. Results (N = 171) indicated that word of mouth had a strong impact on organizational attractiveness, and negative word of mouth interfered with recruitment advertising effects. Word of mouth from a strong tie was perceived as more credible and had a more positive effect on organizational attractiveness. For potential applicants high in self‐monitoring, word of mouth had a stronger effect when presented after recruitment advertising. Finally, the effect of word of mouth on organizational attractiveness was partially mediated by the perceived credibility of recruitment advertising.  相似文献

Do US findings on applicants' self‐presentational behavior generalize to other countries? We argue that applicants in some countries are less motivated to present themselves favorably than applicants in others because countries vary in their unemployment rate (leading to differences in competition between job applicants) and their endorsement of modesty values, influencing their beliefs regarding self‐presentation. Using the randomized response technique, we obtained prevalence data on applicants' self‐presentational behavior from Iceland and Switzerland and compared them with previously published US results. The prevalence rates of self‐presentational behavior were fairly comparable in Iceland and Switzerland but significantly lower than in the United States. These results caution against using the same hiring strategy for all applicants from different cultures.  相似文献

Although the internet has dramatically changed recruitment practices, many web‐based recruitment sources have not yet been investigated. The present study examines the effects of web‐based employee testimonials and web‐based word‐of‐mouth (i.e., ‘word‐of‐mouse’) on organizational attraction. The source credibility framework is used to compare these company‐dependent and company‐independent recruitment sources. In a sample of potential applicants for a head nurse position, word‐of‐mouse was associated with higher organizational attractiveness than web‐based employee testimonials. However, potential applicants were more attracted when testimonials provided information about individual employees than about the organization. Conversely, word‐of‐mouse was associated with higher organizational attractiveness and more organizational pursuit behavior when it focused on the organization instead of on employees. Most of these effects were mediated by credibility perceptions.  相似文献

This study examines interview preparations (i.e., social preparation and background preparation) and impression management (IM) tactics (i.e., self‐focused IM and other‐focused IM) as the mechanisms between applicant personality characteristics and interviewer evaluation. Data were collected from both actual job applicants and interviewers. Results show that personality characteristics (i.e., extraversion and conscientiousness) have indirect effects on interviewer evaluation in terms of perceived person–job fit (P–J fit) and interpersonal liking through these two types of applicant behaviors. This study accomplishes two goals: (1) it extends the socioanalytic theory of personality ( Hogan, 1996 ) by testing the intervening roles played by applicants' behaviors that correspond to getting along with and getting ahead of others; and (2) it suggests that these applicant behaviors might be important cues for practical interviewers' effective assessment of applicants' performance‐related characteristics.  相似文献
