A substantial amount of research has been conducted on the performance appraisal feedback interview. The purpose of the present field study was to see whether employee involvement in the development of rating scales used in the feedback interview affected ratees' perceptions of the interview. Behaviorally anchored rating scales (BARS) were developed for five job families in a midwestem hospital. A participation group consisted of employees from each of the job families who were involved in all phases of BARS construction. A nonparticipation group involved an equal number of employees from each of the job families who were not involved in the BARS development. The results showed that participation in BARS construction led to favorable perceptions regarding the performance appraisal interview process as well as positive outcomes.  相似文献

BREHMER, B. Effects of communication and feedback on cognitive conflict. Scand. J. Psychol. , 12, 205–216.–The effects of communication and feedback upon policy similarity and policy consistency in cognitive conflict were studied in a 2×2×5 factorial experiment with communication (present/ absent), feedback (present/absent) and blocks of trials as the factors. Communication increased policy similarity and agreement, but feedback had no effect. Both subjects with linear and subjects with nonlinear policies gave up more of their initial policy in the communication condition, but only the nonlinear subjects managed to utilize communication to acquire new policies. In all conditions, including the condition without feedback and communication, the nonlinear subjects' policies were less consistent than those of the linear subjects. This suggests that nonlinear policies may be less stable than linear policies.  相似文献

This review assesses the adequacy of several commonly employed cognitive complexity measures on the basis of five criteria: high test-retest reliability with adults, association with chronological age across childhood and adolescence, independence from intelligence and verbal abilities, association with other indices of developed social cognition, and association with measures of developed communicative functioning. Extant research indicates that only one complexity measure—Crockett's Role Category Questionnaire—is satisfactory on all these criteria, whereas Bieri's widely used measure is deficient on most. However, research to date concerning the relationship of cognitive complexity (as assessed by Crockett's measure) to communication has failed to illuminate the specific role played by complexity as opposed to other social-cognitive factors with which it is associated.  相似文献

A field experiment of 68 full-time employees studied the effects of performance feedback and cognitive playfulness (that is, cognitive spontaneity in human-computer interactions) on microcomputer training performance. In addition, this research examined the impacts of performance feedback and cognitive playfulness on software efficacy perceptions and on a variety of affective outcomes, including satisfaction with feedback, satisfaction with training, and positive mood. The findings suggest that positive feedback generally results in higher test performance and more positive affective outcomes, than does negative feedback. Similarly, employees higher in cognitive playfulness demonstrated higher test performance and more positive affective outcomes than those lower in cognitive playfulness. Finally, a significant feedback × playfulness interaction on test performance was found. Specifically, employees lower in cognitive playfulness benefited more from the positive feedback than did those higher in cognitive playfulness. Implications for practice and future research are discussed.  相似文献

In the present research, we developed and conducted a field test of the computerized adaptive rating scale (CARS) for assessing military officer performance. Participants completed the CARS and a behaviorally anchored rating scale (BARS) which were both designed to assess five leadership competencies (action orientation/initiative, communication, developing self and others, behavioral flexibility, and teamwork). We obtained data from 116 supervisors and 207 peers who provided ratings on 126 officer ratees. Although interrater reliability estimates were lower for CARS ratings on some competencies, there was a 20–25% improvement in standard error of measurement, the measurement precision in CARS ratings compared to the BARS. Results support findings from a previous lab study.  相似文献

The present study investigated, under three experimental conditions, the induction of communication messages of 219 7-and 9-year-old children of Anglocelt, Aboriginal, and mainland European heritage in Australia. Children's self-concept and their teachers' ratings of their classroom behavior were also examined. Hierarchical multivariate and univariate analyses of variance were applied to task-specific data sets. On the communication task, significant differences were obtained on Condition (C), Sociocultural Group (SG), Age (A), and SG × Sex. On the self-concept variables, significant differences were obtained on A only. Significant differences on A, SG, and Sex were obtained for the teachers' ratings of children's classroom behavior. Correlations between the communication tasks and behaviour ratings increased systematically as the complexity of the communication tasks increased to the asymptotic levels. The self-concept measures were uncorrelated to both the communication tasks and teachers' ratings. Results suggest the possibility of effective cognitive mediation and the consistency with which teachers value overt communication.  相似文献

This article reports on a series of meta-analyses into the criterion validity of general menatl ability (GMA) and specific cognitive ability tests for predicting job performance ratings and training success in the European Community (EC). Meta-analyses were computed on a large EC database examining the operational validity of GMA and other specific cognitive abilities, including verbal, numerical, spatial-mechanical, perceptual and memory ( N ranged from 946 to 16,065) across 10 EC member countries. The results showed that tests of GMA and specific cognitive ability are very good predictors of job performance and training success across the EC. Evidence for the international validity generalization of GMA and specific cognitive abilities was presented. The results for the EC meta-analyses showed a larger operational validity than previous meta-analyses in the U.S. for predicting job performance. For training success, the European and American results are very similar. Implications for the international generalizability of GMA test validities, practical use of cognitive ability tests for personnel selection, and directions for future research are discussed.  相似文献

Psychol ., 1972, 13, 17–26.—Performance on the Serial Colour Word Test (CWT), assumed to reflect cognitive adaptive processes, was studied in a group of criminals. By means of a latent profile analysis of clinical ratings and personality questionnaire scores subgroups of psychopathic and anxiety-prone subjects were identified. On the basis of findings by Smith et coll. psychopathic subjects were expected to perform differently from anxiety-prone subjects. Time scores on the CWT were analyzed by several methods. Expected group differences were not obtained. Methodological problems in the administration and scoring of the Serial CWT were discussed and some modifications suggested.  相似文献

This study examines the relationship between cognitive complexity and conversational recall. Three hypotheses are put forward arguing that individuals high in cognitive complexity will (a) recall more person-oriented conversational information, (b) recall more person-oriented information in an interference condition, and (c) recall more total information from a conversation than subjects low in cognitive complexity. Subjects were 72 college students who observed a video taped conversation. Recall was elicited by means of a free recall task and an 18-item multiple choice test. MANOVA and canonical discriminant-analysis results support each hypotheses.  相似文献

Behaviorally anchored rating scales (BARS) are reviewed from two perspectives. First, the particular BARS methodology is assessed on the basis of its fulfilling three broad categories of "criteria for criteria:" (1) utilization criteria, (2) qualitative criteria, and (3) quantitative or psychometric criteria. These three broad categories are composed of 14 specific criteria by which performance evaluation methodologies can be assessed. The second perspective involves an evaluation of BARS in terms of psychometric criteria but with the literature broken down into studies concerned with (1) development of BARS, (2) utilization of BARS, (3) comparison of BARS to other methods, and (4) rater training in BARS use. Conclusions from these reviews indicate that BARS is no better or worse than other methods when assessed on a quantitative basis whereas it has greater potential when assessed on the utilization and qualitative criteria. In the first of two experiments on the concept of correlation in adult subjects, the subjects' frequency estimates and inferences of relationship were studied relative to five different 2 × 2 distributions, each presented in a fixed sequence. In experiment II, the subjects' spontaneous strategies in subdividing and analyzing one 2 × 2 distribution were studied in a free situation. It is concluded that adult subjects with no statistical training apparently have no adequate concept of correlation (based on the ratio of the two pairs of diagonal frequencies), and that, in so far as they reason statistically at all, they tend to depend exclusively on the frequency of ++ cases in judging relationship. The need for studies involving ordinal scale and fully quantified variates is stressed.  相似文献

All published studies comparing behaviorally anchored rating scales (BARS) with other rating formats were reviewed. Results indicate that BARS and other formats appear to differ relatively little (if at all) with regard to psychometric characteristics (leniency, halo, interrater agreement, ratee discriminability, validity and “accuracy”). Other variables, such as degree of rater participation in scale construction and rater preferences for different rating scale formats, also exhibited relatively little differences between BARS and other formats. A close examination of the studies, however, reveals numerous methodological problems confounding interpretations of results, making conclusions about the superiority or inferiority of BARS quite tenuous. Suggestions are made for more appropriate research directions and questions which seem more appropriate for rating scale investigations.  相似文献

Firefighters from 1 academy training class were observed for 23 years, beginning with their selection test consisting of a g-saturated written exam (GCA) and firefighting simulations loaded on a strength/endurance (SE) factor. Operational validity coefficients for both GCA and SE were high for training success and remained consistently high for job performance ratings throughout the study. The operational validity for combined GCA and SE predictors was .86 for a composite job rating measure covering 21 years of service. A structural model produced similar results for more broadly defined GCA and SE latent variables. Both analyses suggested approximately equal weighting for GCA and SE for a fire service selection test. Results indicate considerable latitude in choosing cognitive and physical predictors for firefighter screening if the predictors are highly loaded on GCA and SE.  相似文献

本研究观测了30名女性被试在月经周期中的不同激素时相对图像刺激的情绪价值的主观评估和脑诱发电位反应。调节刺激的情绪价值的五类幻灯片分别为普通人像、婴儿像、皮肤病人像、男模特儿像和女模特儿像。实验发现只有脑诱发电位的P3成份随刺激的情绪价值和激素的时相而变化。被评为喜爱与不喜爱的图像(婴儿像和皮肤病人像)所诱发的P3波在幅度上均明显高于中性图像(普通人像)所致的P3反应。在高孕激素时相,对婴儿像和男模特儿像的P3反应高于在低孕激素时相对同类刺激的P3反应。高孕激素时相还伴有对各类图像性感程度评估值的降低。对各类图像喜爱程度的评估则随雌激素水平的上升而增高。上述实验结果表明,P3波敏感于刺激的情绪价值并反映了认知与情绪过程中受生理状态调节的适应性变化。  相似文献

本研究采用汇编栅格法探讨了高级技工(专家)诊断人机系统生产活动的认知策略,结果表明:第一,在高级技工的认知结构中,存在着对多因素交互作用下复杂情况进行诊断的认知地图,它以特定方式组合着常见的问题类型和原因特征,是制约技工复杂技能教学成效的关键要素。第二,汇编栅格法是对人机系统中专家的认知结构进行功能模拟的一种有效方法,它不仅在揭示未知的高级技工认知结构时,以其直观的投射方式提供专家启发式策略的新信息,而且在培训和评估复杂技能方面具有可观的应用前景。  相似文献

本工作采用“位置法”(method of loci)对24例少年、24例青年和22例老年被试进行了记忆训练研究。以毕生发展的观点比较认知训练对改善不同年龄人记忆的作用,进而探讨发展的认知功能储备能量的年龄差异和训练的迁移效应。结果表明认知干预措施可在一定程度上改善老年人的记忆,同时也显示了在发展的储能和对图形的迁移效应方面,老年人明显不如青、少年,而青年与少年则彼此相近。  相似文献

随机选取小学二、三年级数学学习不良组儿童各30名,数学学习正常组儿童各30名,采用实验法、观察法和口语报告法相结合的方式,考察了两类儿童在解决简单加法题目、复杂加法题目和连加加法题目时,问题结构类型对两类儿童加法策略选择的影响。结果发现,在不同类型加法题目中,小学二、三年级儿童的策略使用表现出对题目的适应性,数学学习正常儿童的适应性特点更加明显。  相似文献

Cognitive processes underlying Stroop interference tasks of two Japanese orthographies, hiragana (a phonetic orthography) and kanji (a logographic orthography) were studied from the developmental point of view. Four age groups (first, second, third graders, and university students) were employed as subjects. Significant interference was yielded both in the hiragana and in the kanji version. Performance time on interference task decreased with age. For elementary school children, the error frequency on the interference task was higher than that on the task of naming patch colors or on the task of reading words printed in black ink, but the error frequencies did not differ among tasks for university students. In the interference task more word reading errors were yielded in the kanji version than in the hiragana version during and after third grade. The findings suggested that (1) the recognition system of hiragana and of kanji becomes qualitatively different during and after third grade, (2) the integrative system, which organizes cognitive processes underlying Stroop task, develops with age, and (3) efficiency of the organization increases with age.  相似文献
