团队情绪氛围对团队创新绩效的影响机制   总被引:1,自引:0,他引:1

基于85个团队的团队领导和475名团队成员的配对数据, 考察了团队情绪氛围、情绪劳动及团队效能感对团队创新绩效的影响机制。结果发现:团队中有两种类型的情绪交换—— 团队情绪氛围是团队内部的情绪交换, 而情绪劳动是团队成员对外的情绪交换。高强度的情绪劳动(高外部情绪交换)具有情绪资源攫取的效果, 削弱了团队积极情绪氛围与团队创新绩效之间的关系; 当团队工作的情绪劳动程度较高时, 团队较低的积极情绪氛围对于团队创新反而有更强的促进作用。团队积极情绪氛围(团队内部的积极情绪交换)对于团队效能感有促进作用。团队情绪氛围与情绪劳动的交互作用以团队效能感为完全中介进而影响团队创新绩效。  相似文献

在团队层次探讨创新氛围、创新效能感以及团队领导对团队创新绩效的影响。对51个工作团队的研究结果表明, 团队创新氛围与团队创新绩效有显著的正向关系, 而团队创新效能感在这一关系中起到中介作用。同时, 引领创新的团队领导调节了创新效能感与团队创新绩效之间的关系, 团队领导越倾向于引领创新, 创新效能感与创新绩效之间的关系就越强, 经由创新效能感传导的创新氛围对创新绩效的效应也就越大。研究结果深刻揭示了创新氛围、创新效能感、创新领导和团队创新之间的关系。  相似文献

本研究共收集了74个工作团队的数据, 探讨了领导情绪智力对团队层面绩效(任务绩效、利他行为)和态度(满意度、团队承诺)的影响、公平氛围的中介作用以及团队权力距离的调节作用。研究结果表明:领导的情绪智力对团队绩效和态度均有显著的正向影响; 程序公平氛围中介了领导情绪智力对团队任务绩效和利他行为的影响, 交互公平氛围中介了领导情绪智力对团队任务绩效、满意度和团队承诺的影响; 团队权力距离调节了领导情绪智力和交互公平氛围的关系, 该调节关系通过交互公平氛围的中介作用影响团队任务绩效、满意度和团队承诺。  相似文献

当前关于亲社会违规行为的研究主要集中于个体层面,但实践和理论都表明我们有探究团队亲社会违规氛围的必要性。为此,本研究聚焦于团队亲社会违规氛围这一概念,以和谐管理理论为基础,分别引入团队和谐作为中介变量和团队互依性作为调节变量,探讨团队亲社会违规氛围对团队绩效的影响机制和作用边界。本文以74个团队和334名团队成员为研究对象,通过对三阶段所获取的数据进行分析,结果显示:(1)团队互依性对团队亲社会违规氛围与团队和谐的关系具有调节作用:当团队互依性高时,团队亲社会违规氛围对团队和谐的负向影响更强;(2)团队和谐对团队绩效具有显著的正向影响;(3)团队互依性调节了团队亲社会违规氛围通过团队和谐对团队绩效的间接效应:当团队互依性水平较高时,团队亲社会违规氛围通过团队和谐对团队绩效的负向效应会被增强。本研究证实了团队亲社会违规氛围对团队绩效的作用机制与边界条件,拓宽了亲社会违规行为和团队和谐的相关研究。  相似文献

随着社会竞争压力的加剧,内卷化成为极其普遍的社会现象。研究1从组织行为视角出发,通过质性访谈和问卷调查探索团队内卷化的结构,编制出适用于企业员工的团队内卷化量表。探索性因素分析和验证性因素分析表明,团队内卷化量表由过度精细化和过度竞争两个维度构成,且量表的信效度良好。研究2进一步使用自编的团队内卷化量表,探究团队内卷化对团队绩效的作用机制。结果表明,团队工作投入和团队消极情绪在团队内卷化与团队绩效的关系中起并行中介作用。一方面,团队内卷化能够提升员工的团队工作投入,进一步促进团队绩效的提升;另一方面,团队内卷化也会引发团队消极情绪,削弱团队绩效。  相似文献

内隐追随作为一种关于追随角色的认知结构,包括追随原型和反原型两种。其中,追随原型表征了个体对追随角色的积极预期。本研究基于角色理论,考察了领导者-追随者的追随原型一致性对工作绩效的影响及工作投入的中介作用。采用跨层次多项式回归和响应面分析技术,对64个工作团队的数据进行分析,发现追随原型能否提升工作绩效主要取决于领导-追随双方的匹配情况。具体而言,(1)领导-追随双方的追随原型越一致,关系绩效越高。但上述结论并不适用于任务绩效。(2)在一致情况下,与"低-低"一致相比,任务绩效和关系绩效在双方追随原型的"高-高"一致时更高。(3)在不一致情况下,与"领导者的追随原型高-追随者的追随原型低"相比,任务绩效和关系绩效在"领导者的追随原型低-追随者的追随原型高"时相对更高。(4)追随原型一致性通过工作投入影响任务绩效和关系绩效。  相似文献

本研究致力于探讨在权力与地位不一致的背景下, 权力层级与团队绩效研究的分歧。本研究提出权力层级与团队绩效的关系取决于团队的层级一致性——权力与地位的匹配度。具体地, 当层级一致(权力与地位匹配)时, 权力层级促进团队绩效; 当层级不一致(权力与地位不匹配)时, 权力层级抑制团队绩效。本研究结合问卷、实验和二手数据方法来验证假设, 研究1通过对46个大学生创业实践团队的两阶段问卷调查, 发现层级一致性对权力层级与团队绩效的关系具有调节作用。此后, 研究2通过一项涉及64个团队的实验来揭示因果关系, 发现权力争夺在权力层级和层级一致性的交互与团队绩效的关系中起中介作用。最后研究3通过203个观测值的互联网公司二手数据重复验证了层级一致性的调节作用, 并提升了本研究的生态效度。本研究为权力层级的研究做出了一定的贡献, 并为团队管理提供了启示。  相似文献

采用实地问卷调查和纵向现场实验相结合的研究方法,从社会信息加工理论视角探讨了教师辩证反馈对大学生团队创造力的作用机制。结果发现:教师辩证反馈与团队创造力呈正相关关系;团队信息深加工中介了教师辩证反馈对团队创造力的影响;精熟氛围在教师辩证反馈与团队信息深加工关系间起正向调节作用,而绩效氛围在二者间起负向调节作用;教师辩证反馈能够通过团队信息深加工对团队创造力产生有条件的、正向的间接影响,当精熟氛围水平高、绩效氛围水平低时,教师辩证反馈对团队创造力的间接促进作用更为显著。研究从理论上提出教师辩证反馈并实证探索其对团队创造力的作用机制,从团队创新层面上丰富和深化了“教育与发展”这一经典理论范畴,并为促进大学生团队创造力发展提供了实践启示。  相似文献

团队虚拟性意指团队成员分散工作并借助虚拟沟通工具进行协作的程度。提高团队虚拟性已成为组织顺应数字经济发展,应对疫情冲击的重要举措。然而,学界尚未能对团队虚拟性究竟是促进或阻抑团队绩效这一问题给出明确答案。这不仅会造成理论认知的缺陷,也难以为组织充分发挥团队虚拟性的优势以提升团队绩效提供有效指导。本项目基于团队发展视角,围绕“团队虚拟性对团队绩效是利还是弊以及如何扬长避短”等问题开展三个研究:(1)引入团队发展阶段这一动态权变因素,剖析团队虚拟性在团队不同发展阶段对团队绩效的差异化影响;(2)探析团队虚拟性促进与阻抑团队绩效的双重路径,诠释在团队不同发展阶段何种路径起主导作用;(3)探索团队领导在团队不同发展阶段如何增强/削弱团队虚拟性对团队绩效的积极/消极影响。本项目为剖析团队虚拟性对团队绩效的“双刃剑”效应构建了一个新的理论分析框架,并可为团队领导根据团队发展阶段匹配对应的管理干预策略提供决策支持。  相似文献

对27个单位,92个团队共687名知识型员工调查,目的是基于团队学习能力视角探讨知识型员工共享领导对团队绩效的影响。首先用HLM6.08将收集到的数据从个体层面上升到团队层面,然后采用共享领导二阶模型初步得出团队学习能力在共享领导与团队绩效之间起中介作用,最后借助LISEREL8.70统计软件从共享领导各维度探讨团队学习能力的中介效应。结果表明共享领导与团队绩效之间具有显著的正相关关系,且共享领导通过团队学习能力的中介效应影响团队绩效。  相似文献

This study aimed to examine the importance of value congruence in work engagement and to extend the previous literature by investigating the potential mediating effects of autonomous and controlled motivation in this relationship. The Perceived Value Congruence, Autonomous and Controlled Motivation and Work Engagement scales were administered to 767 teachers in Mainland China. Correlation analysis revealed that value congruence, autonomous and controlled motivation and work engagement were significantly correlated with each other. Furthermore, structural equation modeling (SEM) analysis showed that value congruence exerted its indirect effect on teacher’s work engagement through the mediating effect of autonomous and controlled motivation. These findings provide a new perspective to explain the complex association between value congruence and work engagement. The possible explanations and the research limitations are discussed.  相似文献

This study explores the mediating effect of work engagement on the relationship between transformational leadership (TFL) and nurses’ job performance, along with the moderating effect of conscientiousness on work engagement within the TFL/performance relationship. Survey data were collected from 234 supervisor–subordinate dyads at a regional hospital in Taiwan, and linear regression modeling performed to examine the hypotheses. TFL was found to be positively correlated with nurses’ job performance; and the motivation mechanism of work engagement did mediate the relationship between TFL and job performance, but only when nurses’ conscientiousness was high. As such, the results provide new insights into both how, and why, TFL can enhance nurses’ job performance: specifically, that their work engagement and conscientiousness are key determinants of how the TFL/job performance relationship operates.  相似文献

Introduction/objectiveThe objective of this study was to investigate the relationship between perceived organizational support and work engagement. On the one hand, we examined an underlying mechanism of this relationship, i.e. self-efficacy. On the other hand, we studied the outcomes of this relationship in terms of employees’ job satisfaction, psychological strains and performance.MethodAn online questionnaire was administrated to employees of two private companies. Employees’ performance was then evaluated by their direct supervisors. In total, 265 employees and 112 supervisors participated in the study.ResultsOur results indicated that self-efficacy partially mediates the relationship between perceived organizational support and work engagement. Furthermore, work engagement increased job satisfaction, reduced psychological strains and enhanced extra-role performance.ConclusionThis study contributes to the development of both work engagement literature and organizational support theory. The implications and limitations of this research are discussed in detail.  相似文献

The present study sought to examine the role of fulfilled vs. unfulfilled expectations in work-related and non-work domains. Specifically, we examined how congruence and incongruence between implicit leadership theories across multiple categories of leaders (typical, ideal, and effective leaders) and characteristics recognized on one’s supervisor affect leader-member exchange (LMX), work-family conflict, and subsequent counter-productive work behavior. We tested our hypotheses using polynomial regression and response surface modeling. The results of this study showed that congruence between implicit leadership theories (ILT’s) of typical, ideal, and effective leaders and supervisor recognition, as well as incongruity between ILT’s of ideal leaders and characteristics recognized in one’s supervisor, significantly impacts perceived LMX quality with supervisors. Incongruity between ILT’s of typical and ideal leaders and supervisor recognition was also associated with higher ratings of work-family conflict (WFC). Finally, the results showed support for a significant indirect effect of congruence between ILTs of typical and ideal leaders and characteristics recognized in one’s supervisor on CWB through WFC. These results add meaningful depth to literature on congruent implicit theories in two ways: (a) we add to existing knowledge of outcomes associated with congruence on ILT’s, and, (b) we examine these associations using ILT’s across multiple categories of leaders. We examine how job crafting (i.e. seeking resources, seeking challenges, decreasing demands) increases the person-job fit of employees. In Study 1, we studied job crafting’s effects over time. 111 employees filled out a questionnaire at two time points with 6 months in between. We found that seeking resources behavior at Time 1 positively affected work engagement, task performance, and career satisfaction at Time 2. Decreasing demands at Time 1 negatively affected work engagement, task performance, and career satisfaction at Time 2. In Study 2, we tested a job crafting intervention using a quasi-experimental design (i.e., intervention group, N = 60, and a control group, N = 59). The intervention was successful, as participants in the intervention group increased seeking resources and decreasing demands behaviors. Furthermore, seeking resources behavior was the main driver of increased participants’ work engagement, task performance, and career satisfaction.  相似文献

The study investigated the relationship between employees’ perceived workplace ethics culture and climate variables and their level of engagement. A non-probability sample (N?=?839; females?=?32%) was permanently employed in a railway organisation in the Democratic Republic of Congo (DRC). The research constructs were measured using the Corporate Ethical Virtues (CEV) Scale, Ethical Climate Questionnaire (ECQ), and Utrecht Work Engagement Scale (UWES). A canonical analysis indicated that the participants’ perceived workplace ethics culture and workplace ethics climate were significantly and positively related to their level of engagement. Structural equation modelling indicated a moderate fit between the workplace ethics culture, workplace ethics climate and employee engagement canonical variate constructs. The findings provide evidence that individual's perception of work ethics culture and work ethics climate explain their level of work engagement.  相似文献

This study sought to test a model of students’ proactive behaviour to use their strengths and improve their deficits and how this relates with their self-reported perceptions of their fit with a study course and engagement. Participants were 692 first-year students from a higher education institution in South Africa (females=60.3%; blacks=71.3%; mean age=19.71; SD=1.93). They completed measures of strengths use, deficit improvement, perceptions of fit with a study course and engagement. Structural equation modelling was utilised to examine the relationship between students’ strengths use and deficit improvement, perceptions of fit with a study course and student engagement. In addition, the bootstrapping method was used to identify possible mediating effects of fit with a study course. The results indicated that only deficit improvement showed a significant relationship with engagement. Perceptions of fit with a study course mediated the relationship between students’ strengths use and deficit improvement.  相似文献

Person-environment congruence, as defined in this series of studies, is the fit between the subordinate's perceptions of the requirements of the job, and the requirements of the supervisor or of the organization. Person-environment congruence is measured in this research by the Performance Priority Survey (PPS), a Q-sort procedure in which respondents rate the relative importance of work behaviors. The priorities of the organization (reported by supervisors) and the priorities of the subordinates (or applicants) are correlated to produce an agreement score. The agreement score for each supervisor-subordinate pair measures the degree of similarity between the perceptions of the relative importance of work behaviors for the job in question, as reported by both members of the pair. The agreement score is calculated in two ways: (a) between the report of the subordinate (or applicant) and the report of the immediate supervisor, and (b) between the report of the subordinate (or applicant) and the organizational culture (aggregated reports of supervisors). The agreement scores correlate significantly with performance ratings. The PPS has a lower adverse impact on African-Americans than a typical multiple-choice test. The PPS is proposed as a means for improving the validity of selection and for reducing adverse impact.  相似文献
