Support that helps job seekers maintain confidence might decrease unemployment rates among people with disabilities. In this study, clients described their employment barriers (disability, education, and work history) and then reported their job search confidence 3 times at 6‐month intervals. Their employment support agency provided information about the support (counseling visits, support hours, and financial resources) it delivered. Clients with more disabilities and education barriers experienced declines in job search confidence unless they received intensive levels of employment counseling. Three visits to a counselor maintained client confidence, and confidence improved only after 18 visits. Other service intensity indicators (support hours and financial resources) did not halt confidence declines.  相似文献

In this article we discuss the employment interview as a method of studying the personality characteristics of job applicants. It is maintained that personality plays a role in job satisfaction and performance and that people in general, and employment interviewers in particular, know which personality types are typically represented in different jobs. We then describe two studies that indicate a substantial degree of agreement and accuracy in the conceptions held by students and by professional employment interviewers regarding the personality characteristics of personnel managers and computer programmers. The data and our logical analysis lead us to conclude that judgments of job candidates in the employment interview can accurately reflect the degree of congruence (a) between the applicant's personality and that of the typical job incumbent and (b) between applicant characteristics and job characteristics.  相似文献

The present study examines the independent and joint effects of variations in eye contact and social status on the way in which job applicants tend to be perceived in employment interviewing situations. The key dependent variable in the analysis is the interviewer's perception of how well the applicant is suited for a job requiring or involving self-confidence. The results, based on a laboratory analogue of an employment interview, show statistically significant main effects for eye contact and social status, as well as a significant two-way interaction effect. Effects of the manipulations on job-specific ratings are also reported, and implications of the research for biases in employment interviewing are discussed.  相似文献

Within the context of the Americans With Disabilities Act (ADA) of 1990, we examined the impact of requesting accommodation and having a disability on ratings of applicant suitability for employment. Psychology students and human resources (HR) professionals reviewed application materials from a hypothetical job candidate and then evaluated the candidate's qualifications for the job. Participants were randomly assigned to 1 of 5 conditions that consisted of a candidate seeking or not seeking accommodation partially crossed with disability type (none, physical, or psychiatric). Three potential covariates were considered: HR employment status, and knowledge of and attitude toward the ADA. Results showed that asking for reasonable accommodation lowered suitability ratings, even when controlling for HR employment status, the only significant covariate. Also, a candidate with a psychiatric disability was given significantly lower employment suitability ratings than was a candidate with no disability. Implications for applicants with disabilities and employers are discussed.  相似文献

This study examined the effectiveness of attributional retraining (AR) in an employment interview setting. Our sample consisted of 50 co‐operative education students completing job interviews who were randomly assigned to a control or writing‐based AR condition. Dependent measures included attributions, expectations, and affect, as well as behavior with respect to an interview skills workshop, and actual employment outcomes. Results showed AR to promote controllable failure attributions, expectations, motivated behavior, and interview success, particularly among participants with maladaptive baseline attributions. Findings further revealed AR effects on emotions mediated by post‐treatment attributions. Implications for attribution theory and research on AR in employment settings are discussed.  相似文献

This study tested effects of holding interviewers accountable for either the procedure they follow to make interview judgments (procedure accountability) or the accuracy of their judgments (outcome accountability) on interview validity. Undergraduates (N = 338) simulated employment interviewers in an experiment that crossed 2 levels of procedure accountability with 2 levels of outcome accountability. They watched videotapes of 60 managers answering an interview question and rated the managers on leadership potential. The dependent variable was the correlation between their interview judgments and supervisory ratings of the managers' actual leadership performance on the job. Results showed that procedure accountability increased interview validity and outcome accountability lowered it. Participants' apparent attentiveness fully mediated effects of procedure accountability on interview validity.  相似文献

An applied sample was randomly assigned to evaluate the credentials of a job candidate with or without a physical disability and whose interview responses varied in quality (positive vs. average vs. negative). In addition to making hiring decisions, participants completed a number of measures including the Marlowe-Crowne Social Desirability Scale (Crowne & Marlowe, 1964), the Interaction with Disabled Persons Scale (Gething, 1991), an interview comfort measure, and an EEOC knowledge quiz. Results consistently indicated that participants evaluated the job candidate with a disability more favorably than the job candidate without a disability. Data also indicated a relationship between participants' level of comfort when interacting with persons with disabilities and their interview evaluations of such individuals. Results are discussed in terms of their implications for diversity management.  相似文献

This research explores the mediating effects of severity of disability on the employment outcomes of participants with disabilities, taking into account their perception of interest‐job match. Participants were 115 high school students with disabilities who took part in an intensive school‐to‐work transition program that explored occupational interests in relation‐to‐work opportunities. Results of a 1‐way analysis of covariance indicated that severity of disability had a significant effect on the employment outcomes of participants despite interest‐job matching. Although participants experienced positive employment outcomes in terms of job entry, these outcomes may not necessarily translate into higher earnings.  相似文献

There has been surprisingly little research on faking in the employment interview, despite the fact that professional judgment would suggest that faking might occur in the interview. Based on a review of the literature on faking in personality tests and the literature on deception, we propose a model of faking during an employment interview and develop 19 testable propositions to guide future research. We argue that faking is a function of capacity, willingness, and opportunity to fake. Structured interviews provide less opportunity for intentional distortion; however, some components of structure may actually increase faking. Finally, job candidates distort their responses in job desirable ways.  相似文献

Justice and signalling theory were used to explain the effects of discriminatory interview questions on applicant reactions. Participants were randomly assigned to a hypothetical interview condition with four, two or no discriminatory questions. Discriminatory questions had a significant negative effect on participant’s reactions to the interview and interviewer; perceptions of employee treatment; and intentions to pursue employment, accept a job offer, and recommend the organization to others. Participants also responded less favorably to a female interviewer, and female interviewees reported more negative perceptions. In addition, a sequential model was supported in which discriminatory questions had a negative effect on reactions toward the interview and interviewer; reactions were positively related to organizational attractiveness; and organizational attractiveness was positively related to intentions to pursue employment, accept a job offer, and recommend the organization.  相似文献

The current research examines how members of stigmatized groups remediate hiring biases by adopting the strategy of directly acknowledging their stigmatizing condition within the interview context. In the first study, 123 participants responded to a videotaped interview involving an obese or physically disabled job applicant who either did or did not acknowledge a stigma. In the second study, 87 participants responded to scenarios that manipulated type of stigma, controllability of its onset, and acknowledgment. Results across both experiments reveal that applicants who did not acknowledge their obesity or physical disability in an employment context were not viewed differently from each other. However, if applicants did acknowledge, the perceived controllability of the stigmas strongly influenced how they would be perceived.  相似文献

The effect of educational level on employment of people with high functioning autism spectrum disorders (HFASD) was examined. If education augments natural abilities to accomplish tasks in people with HFASD, then those with more education would have comparative advantages in both obtaining and retaining jobs. In contrast, if education did not augment natural abilities and only signaled unobservable abilities, one would expect an advantage only in obtaining a job, but not in retention. 22 people with HFASD replied to questionnaires regarding their history of education and employment. Those with job experience had higher educational levels than those with no job experience, but educational level was not significantly different between groups with and without more than one year of job experience. Educational level seems to be associated with abilities, but probably the unobserved abilities underlie both educational attainment and employment history.  相似文献

This study examined whether interviewer characteristics have (a) a direct influence on applicant attraction and job choice intentions, (b) an indirect influence via job and organizational characteristics, and (c) direct influence on applicant anxiety. A sample of graduate applicants (N=450) was surveyed before a selection interview (Time 1) and after the employment interview (Time 2). Structural equation modeling was used to examine the hypothesized model. The results showed that interviewer characteristics (warmth, unfriendliness, job knowledge, general competence and humor) had both a direct and indirect effect on applicant attraction and job choice intentions. In addition, interviewer characteristics had a significant positive impact on applicant anxiety. Theoretical and practical implications of the findings are discussed.  相似文献

The employment interview context is broad and multifaceted, and it includes a number of social, situational, and affective influences which generate from the interviewee, interviewer, nature of the job in question, and interactions among these factors. The employment interview is proposed to be influenced by nonverbal and self-promotion behaviors of the applicant, interviewer training, and the requirements of the job. These variables then influence the intermediate variables of applicant similarity to the interviewer, perceived competence of the applicant, and interviewer affect toward the applicant. The intermediate variables then influence the perceived job suitability of the applicant. The present study tested and found support for modeling the employment interview context and how it affects interviewer decisions. The contributions and limitations of the present study are discussed, in addition to directions for future research.  相似文献

The purpose of this paper is to summarize available empirical research on the association between employment interview ratings and various construct measures using a theoretical model developed as part of the study. The model posits 3 main sources of construct‐related variance in interview ratings: job‐related interview content (e.g., job knowledge), interviewee performance (e.g., impression management tactics), and personal/demographic characteristics (e.g., candidate attractiveness). Results suggest some potentially important findings, including that the mean correlation with interview ratings is twice as large for constructs related to interviewee performance as it is for constructs pertaining to job‐related interview content. Directions for future construct research are also identified. For instance, despite being central to the interpersonal make‐up of the candidates, research regarding the influence of interests, goals, and values on interview ratings is almost nonexistent.  相似文献

A highly structured employment interviewing technique is proposed, which includes the following steps: (1) develop questions based on a job analysis, (2) ask the same questions of each candidate, (3) anchor the rating scales for scoring answers with examples and illustrations, (4) have an interview panel record and rate answers, (5) consistently administer the process to all candidates, and (6) give special attention to job relatedness, fairness, and documentation in accordance with testing guidelines. Examination of psychometric properties for hiring entry-level production employees ( n = 149) reveals high interrater reliability ( r = .88) and predictive validity (uncorrected r = .34, corrected r = .56), as well as evidence for test fairness and utility. The levels of these properties are comparable to those of a comparison battery of typical employment tests, and correlations with the tests suggest that the interview has a strong cognitive aptitude component. Potential explanations for the effectiveness of this structured interviewing technique are discussed.  相似文献

People with disabilities are at an increased risk of unemployment. The role of interventions aiming to enhance the employment prospects of people with disabilities is receiving increased attention. However, evaluation is hampered by the paucity of measures specific to the needs of the target population. The purpose of the present study was to develop and conduct preliminary testing of the psychometric properties of a job-seeking self-efficacy (JSS) scale that reflected the experiences of people with physical disabilities. Job-seeking self-efficacy was defined as perceived ability to perform the skills involved in seeking employment that are salient to people with disabilities. Scale development and testing involved four studies and resulted in the 12-item JSS scale and six-item managing disability at interview (MDI) component, both of which were unidimensional and had high internal consistency. In addition, there was evidence of construct and concurrent validity. Greater jobseeking self-efficacy and perceived ability to manage disability at interview were associated with more positive psychological well-being. Only the MDI component was associated with physical functioning: lower perceived ability to manage disability at interview was associated with greater impairment of physical functioning. The pattern of associations supported the rationale for a separate component reflecting the need to resolve practical issues linked to access and availability of facilities before participation in the interview procedure per se .  相似文献

We examined the effects of subtle and blatant prejudice and the enforcement of workforce homogeneity on employment discrimination in an experimental simulation. German participants who were advised to maintain a homogeneous (i.e., German) workforce, as hypothesized, selected fewer foreign applicants for a job interview than did participants who did not receive this advice. An interaction qualified this main effect, such that subtly prejudiced participants reacted to the advice to maintain a homogeneous workforce, but blatantly prejudiced and nonprejudiced individuals did not. The implications of these findings for research and practice are discussed.  相似文献
