ABSTRACT

Based on job crafting theory and workplace resources theories, the present study develops a model of both antecedents and consequences of job crafting. We hypothesized subordinates’ perceptions of empowering leadership and core self-evaluations influence employee job crafting behaviours, which subsequently influence four outcomes: improving three employee well-being outcomes, (a) work-family enrichment, (b) flourishing, and (c) life satisfaction; and simultaneously reducing the organizational outcome of (d) deviant behaviours. Three-waves of data over nine months were collected from U.S. full-time employees (n = 276). Results showed empowering leadership and core self-evaluations positively related to expansive/approach forms of job crafting behaviours, which in turn related to the three different well-being outcomes. However, job crafting did not affect employee deviant behaviour. Instead, empowering leadership and core self-evaluations directly predicted less deviant behaviour. With the imputed data, we also found job crafting had a significant but weak relationship with deviant behaviour. These findings provide an integrated understanding of how and why employees engage in job crafting, and the important influence that job crafting has on employees’ subjective well-being. The present study advances leadership and job crafting theories, providing practical recommendations for promoting employee well-being and decreasing undesirable behaviours in the form of workplace deviance.  相似文献

Research and theory on employee job satisfaction and well-being has increasingly concentrated on both intrinsic and extrinsic motivational factors. According to self-determination theory (Deci & Ryan, 1985). autonomy, relatedness, and competence are three intrinsic psychological needs that, if fulfilled in the workplace, will lead to greater satisfaction, performance, and general well-being. This study examines employee and supervisor perceptions of the employee's autonomy, competence, and relatedness in the workplace, as well as the degree and direction of discrepancies between employee and supervisor reports. Both employee and supervisor ratings of intrinsic motivational factors were significantly related to work satisfaction, psychological health, and self-esteem, after controlling for the extrinsic factors of pay and job status. Results of discrepancy analyses were somewhat supportive of overrating being associated with greater well-being and job satisfaction. Discussion of the results ties this study to relevant research from a self-determination perspective and to the growing literature on discrepancies and self-perception.  相似文献

This longitudinal study examined the consequences of job crafting on two important employee outcomes: psychological capital (PsyCap) as a work-related personal resource and work engagement as an indicator of employee well-being. The study also tested the reverse causation effects of PsyCap and work engagement on job crafting. It used a three-wave, three-month panel design to survey 940 employees from three European countries working in a broad range of economic sectors and occupations. The results of the cross-lagged longitudinal structural equation modelling demonstrated that job crafting predicted PsyCap and work engagement over time. No reverse causation effects were found. Overall, this study shows that when individuals proactively build a resourceful and challenging work environment for themselves, it can lead to diverse positive outcomes that are crucial to employee health and well-being. Employees should therefore be encouraged and be given the opportunity to craft their own jobs.  相似文献

This article examines the effectiveness of a newly introduced integrative structure and its impact on employee job perceptions in an aircraft maintenance organization. It is not common to find studies, that relate such changes to lower level employee reactions. The implementation of the change programme involved a system-wide approach incorporating both structural and cultural change. Using a retrospective methodology we assessed employee reactions to the changes introduced. We found that both intrinsic job satisfaction and job characteristics perceptions improved in the new integrative organization. The fact that positive findings have been identified when other studies found no relationship between such changes and attitudinal outcomes illustrates the efficacy of a system-wide approach to change. Extrinsic satisfaction and organizational commitment however did not improve. This can perhaps be explained by the fact that the latter areas are concerned with factors outside the direct completion of the job and may take much longer to change if indeed they can be shown to change over time at all.  相似文献

The importance of perceived fair treatment and its effect on employee job satisfaction cannot be overlooked. Hierarchical regression analyses revealed that structural procedural justice, interpersonal procedural justice, and distributive justice each accounted for significant unique variance in employee job satisfaction. In addition, when job satisfaction was regressed on all three types of organizational justice, all three justice perceptions significantly predicted job satisfaction. However, interpersonal procedural justice and distributive justice were more strongly related to job satisfaction with distributive justice having the strongest relationship of the three fairness perceptions.  相似文献

Building upon the Conservation of Resources (COR) theory, this longitudinal study examined whether job crafting behaviors (i.e. increasing structural and social job resources and increasing challenges) predict less job boredom and more work engagement. We also tested the reverse causation effects of job boredom and work engagement on job crafting and the dynamics between the three job crafting behaviors over time. We employed a two-wave, three-year panel design and included 1630 highly educated Finnish employees from a broad spectrum of occupations in various organizations. Our results indicated that seeking challenges in particular negatively predicted job boredom and positively predicted work engagement. Seeking challenges fueled other job crafting behaviors, which, in their turn, predicted seeking more challenges over time, thus supporting the accumulation of resources. Job boredom negatively predicted increasing structural resources, whereas work engagement positively predicted increasing both structural and social resources. These findings suggest that seeking challenges at work enhances employee work engagement, prevents job boredom, and generates other job crafting behaviors. Conversely, job boredom seems to impede job crafting.  相似文献

The long-term development of employee well-being is still poorly understood. Consequently, in this three-wave 10-year longitudinal study among Finnish managers (n = 402) the development of employee well-being was examined in in detail. Specifically, the long-term development of job-related affective well-being was investigated at the intra-individual level, simultaneously taking into account positive and negative indicators of well-being, the level of well-being, and the direction of change. Further, the issue how (changes in) job resources and employee well-being were related across time was examined. By applying a novel person-centered methodology, factor mixture modeling and latent transition analysis, the results revealed that the development of favorable job-related affective well-being was eight times more probable than that of unfavorable development across the 10-year study period. Job resources predicted a high level of job-related well-being and, also, job resources increased along with favorable changes in well-being. Overall, the findings contribute to knowledge in the area of positive occupational health psychology by offering a detailed picture of the level of job-related affective well-being and its development over time.  相似文献

Meta-analyses on job crafting reveal that while approach-oriented job crafting (e.g., increasing job resources or challenging job demands) relates positively to employee performance, avoidance-oriented job crafting (e.g., decreasing hindering job demands) has either non-significant or negative implications for employee functioning. However, the joint effects of approach and avoidance job crafting remain an underdeveloped area of research. We administered a three-week diary survey among 87 employees to test interaction effects of approach and avoidance job crafting on employee (other-referenced and past-referenced) work performance and employability. Results revealed that decreasing hindering job demands related positively to other-referenced performance when increasing social job resources was higher than employees’ average, and to past-referenced performance when increasing structural job resources was higher than employees’ average. Also, decreasing hindering job demands related negatively with employability only at lower levels of increasing challenging job demands, while the relationship was non-significant at higher levels of increasing challenging demands. These results indicate that considering job crafting strategies in tandem adds to our understanding of their role for employee functioning.  相似文献

This study applies social exchange and person–environment fit theories to predict that despotic leaders tend to hinder employee job performance, job satisfaction, and psychological well-being, whereas employees' own Islamic work ethic (IWE) enhances these outcomes. Also, IWE moderates the relationship of despotic leadership with the three outcomes, such that it heightens the negative impacts, because employees with a strong IWE find despotic leadership particularly troubling. A multi-source, two-wave, time-lagged study design, with a sample (303 paired responses) of employees working in various organisations, largely supports these predictions. Despotic leadership and IWE relate significantly to job performance, job satisfaction and psychological well-being in the predicted directions, except that there is no significant relationship between IWE and job satisfaction. A test of moderation shows that the negative relationships of despotic leadership with job outcomes are stronger when IWE is high. These findings have pertinent implications for theory, as well as for organisational practice.  相似文献

A gender-based job responsibility framework emphasizing job satisfaction and employee monitoring is presented in this study and is tested using a national sample of 2,607 supervisors representing a variety of industries. Overall, the path analysis indicated that male managers reported greater perceived responsibility than did female managers. Findings also indicated that perceived responsibility was positively related to both job satisfaction and employee monitoring. The limitations of the study are highlighted, and the managerial implications of the results and suggestions for future research are presented.  相似文献

以往学术界更多关注工作重塑的影响结果和作用机制, 缺乏对其内在动机及相关新构念的探讨。近年来, 基于调节定向理论的工作重塑研究逐渐增加。在已有研究的基础上, 首先基于特质及情境性调节定向的视角, 分别对其与工作重塑具体维度的关系进行探讨; 然后, 揭示领导的调节定向如何影响员工的工作重塑行为; 最后, 梳理工作重塑领域涌现的新构念(促进/防御定向型工作重塑、趋近/回避型工作重塑), 及其理论融合的基础。未来研究应重点关注调节定向和工作重塑的相互作用、促进/防御定向型工作重塑的前因变量及作用机制, 以及调节定向与“角色观”工作重塑的关系等问题。  相似文献

Drawing on the job‐demands resources model, we investigated the relationship between supervisor support and employee performance and the mediating effects of work‐life balance (WLB), job and life satisfaction, and organizational commitment in a sample of 305 financial‐sector employees in Sydney, Australia. Results reveal that supervisor support is positively related to employee performance, WLB, job and life satisfaction, and organizational commitment. In turn, WLB, job and life satisfaction, and organizational commitment are positively linked to employee performance. The findings indicate a significant mediation between supervisor support and employee performance only through WLB and organizational commitment. Implications for theory and practice are discussed.  相似文献

This research investigated the relationships between technology, interdependence, job characteristics, and employee satisfaction, performance, and influence. Technology was operationalized at the individual level of analysis to include the dimensions of input uncertainty, conversion uncertainty, and output uncertainty. Pooled, sequential, and reciprocal interdependence was assessed. The results indicated that input and conversion uncertainty and interdependence were strongly related to such job characteristics as autonomy, skill variety, task identity, task significance, and task feedback. While the job characteristics related positively to employee satisfaction, input and conversion uncertainty related negatively to satisfaction, thus creating a mutual suppression effect. Although the uncertainty dimensions did not relate significantly to performance, there is some evidence that this negative relationship was being suppressed by the positive relationship between job characteristics and performance. Both the job characteristics and the technology dimensions related positively to influence. Results were discussed in terms of appropriate matches between technology and job characteristics.  相似文献

The current study in a blue-collar context investigates whether a job crafting intervention may facilitate employee adaptation to organizational change, while decreasing exhaustion and increasing positive attitudes towards change and safety behaviour. It was hypothesized that the intervention would increase job crafting behaviours (i.e., seeking resources, seeking challenges, and optimizing demands) resulting in decreased employee exhaustion, and improved change attitudes and employee safety behaviour (i.e., adherence to organization’s standard operating procedures). The quasi-experimental study revealed that, after the intervention (consisting of a workshop, four weeks of job crafting implementation, and an evaluative session), employees reported an increase in two of the three trained job crafting strategies (i.e., seeking challenges, optimizing demands). Moreover, those who participated in the intervention reported lower levels of exhaustion, improved cognitive and behavioural attitudes towards change, and increased safety behaviour. The intervention was found to improve the affective, cognitive, and behavioural components of a change attitude due to increases in seeking challenges. Results were similar after controlling for quality information and leadership behaviour during the change. It is concluded that a job crafting intervention and resulting job crafting behaviour can be an effective way to achieve successful adaptation to organizational change.  相似文献

Although several studies explored the relationship between supervisors’ ethical leadership and employee job satisfaction, little information is available on this relationship in the Chinese context. We propose that moral cognition is an essential process in the relationship between supervisor’s ethical leadership and employee subjective well-being. The present study, through the lens of the social cognitive theory, examined the relationship between supervisors’ ethical leadership and employee job satisfaction, as well as the employee moral-cognitive processes between them. Based on 371 employees in a Chinese enterprise, the present study employed structural equation modeling to examine the hypothesized research model. The results confirmed that supervisors’ ethical leadership was positively related to employee moral awareness, moral identity and job satisfaction, respectively. Moreover, employee moral awareness and moral identity partially mediated the relationship between supervisors’ ethical leadership and employee job satisfaction. The theoretical and managerial implications were further discussed.  相似文献

Abstract The present study was designed to examine further the stress-adjustment relationship in employees. Specifically, the relations among employees' coping resources (self-esteem, generalized control beliefs, neuroticism, and social support), their appraisals of a recent stressful event experienced at work (appraised stress, self-efficacy, and situational control beliefs), the coping strategies (problem- and emotion-focused coping) used to deal with the event, and levels of employee adjustment (psychological well-being and job satisfaction) were examined. Data were collected from 153 male and female employees in a public sector department, employed in a range of middle-management administrative activities. The data provided support for a modified version of a model that proposed that both situational appraisals and coping strategies are mediating processes in the stress-adjustment relationship. There was evidence that employees' coping responses to the recent stressful event experienced at work were related to concurrent levels of adjustment. As predicted, the use of problem-focused coping, in general, had positive relationships with the measures of adjustment, whereas the effects of emotion-focused coping were generally negative (there was, however, some evidence that the effects of coping were dependent on event controllability). There was also evidence that coping resources had both direct and indirect effects (via coping and via situational appraisals) on employee adjustment. The latter effects were most marked for generalized control beliefs and self-esteem. Situational appraisals (in particular, efficacy expectancies) also had indirect effects on employee adjustment, through their effects on coping responses.  相似文献

In this paper, we focussed on Greek employees that are heavily affected by austerity-led organizational changes, and studied whether job crafting (defined as seeking resources, seeking challenges, reducing demands) helps them deal with these changes. In the first, cross-sectional study we examined whether job crafting relates to adaptive performance, and whether individuals’ assessment of changes moderates this relationship. The results showed that the relationship between reducing demands and adaptive performance was positive for those assessing the changes more positively, and negative for those assessing them more negatively. This interaction was replicated in the second, quasi-experimental field study, where we examined the effects of an intervention designed to help employees deal with organizational changes and increase their well-being, adaptive performance and openness to such changes by stimulating job crafting behaviours. Participants received training and worked for 3 weeks on self-set job crafting goals. The intervention was effective in increasing reducing demands, positive affect and openness to change. Moreover, it had a positive effect on openness to change and adaptive performance through positive effect, but a negative effect on adaptive performance through reducing demands. Thus, the intervention facilitated to some extent employee functioning under unfavourable working conditions that result from austerity measures.  相似文献

Although job crafting has been linked repeatedly to positive employee and organizational outcomes, its detrimental side has not been well explored. To understand the way dark personality traits affect the type of crafting in which employees engage, this research focuses on two frameworks: the PEN (psychopathy, extraversion, and neuroticism) framework and the Dark Triad (narcissism, psychopathy, and Machiavellianism). In Study 1, we collected data on the PEN traits and job crafting from 155 individuals in various occupations. We found that neuroticism was negatively related to seeking structural job resources, whereas psychoticism was negatively related to seeking social job resources. We also found that extraversion was positively related to seeking structural and social job resources and to seeking challenging job demands. In Study 2, we examined how the Dark Triad traits predicted job crafting among police officers (N = 135). The results showed that narcissism was positively related to seeking social job resources and challenges, whereas psychopathy was negatively related to seeking social resources. Age and narcissism were positive predictors of reducing job demands. We conclude that personality plays an important role when choosing how to craft one's job. We discuss the practical implications of these findings.  相似文献
