Applying a unifying theoretical framework of high‐quality work relationships, we conducted a set of 3 complementary studies that examined whether high‐quality mentoring relationships can buffer employees from the negative effects of ambient discrimination at work. Integrating relational mentoring with relational systems theory, we first examined whether the presence of a high‐quality mentoring relationship buffers employees in a sample of 3,813 workers. In support of the “mentors‐as‐buffers” hypothesis, we found that employees who witnessed or were aware of racial discrimination at work had lower organizational commitment than those not exposed, but employees with high‐quality mentoring relationships experienced less loss of commitment than those lacking mentors. We then examined the specific buffering behaviors used by mentors in high‐quality relationships and whether these behaviors were effective for other work relationships and outcomes. Applying Kahn's typology, we developed and validated a measure of high‐quality relational holding behaviors in a sample of 262 workers. Using this measure in a third sample of 557 workers, we found that mentors buffer by providing holding behaviors, but we did not find this buffering effect when supervisors or coworkers provided holding behaviors. This potent mentor buffering effect held across a range of outcomes, including organizational commitment, physical symptoms of stress, insomnia, and stress‐related absenteeism. These studies suggest that mentoring may be a singularly effective relationship that offers a safe harbor for employees faced with ambient discrimination at work.  相似文献

Supervisors are increasingly required to support employees in their learning and career development. This study investigated relationships between supervisor support activities and their subordinates' career and organizational commitment. Findings suggested that employees who saw their supervisors as giving them trust and the authority to do the job were more committed to their organization, as were those who perceived their supervisors to engage in feedback and goal-setting. This suggested the potential organizational benefits of performance feedback from managers and the importance of supervisors developing the confidence and skills to delegate effectively and have trust in their subordinates. No relationships were found between supervisor support and career identity, career resilience or career planning. The relationship between perceptions of overall supervisor support and organizational commitment was moderated by employee gender. The findings suggested a positive linear relationship between support and commitment for women, but the association between support and commitment was less straightforward in the male sample.  相似文献

This study investigated the extent to which employees’ perception of ethical leadership moderated their organisational commitment and organisational citizenship behaviour. A non-probability purposive sample (N = 839; females = 32%) of employees in a railway organisation in the Democratic Republic of Congo (DRC) participated in the study. They completed the following measures: the Organisational Commitment Scale (OCS), the Organisational Citizenship Behaviour Questionnaire (OCBQ) and the Ethical Leadership Scale (ELS). Stepwise hierarchical regression analysis was utilised to determine the influence of employees’ perceptions of the relationships between their self-reported organisational commitment and organisational citizenship behaviour. The results indicated employee perceptions of the integrity, fairness and honesty aspects of ethical leadership to explain their affective, continuance and normative aspects of organisational commitment and organisational citizenship behaviour. The results also showed that employee perceptions of high ethical leadership influenced their willingness to engage in positive organisational commitment such as psychological attachment, work continuance, normative commitment and also their organisational citizen behaviours such as altruism, conscientiousness, courtesy and civic virtue. By implication, leaders with high ethical conduct have the potential to positively stimulate the commitment of employees towards supporting the organisational values and mission.  相似文献

This study investigated the relationship between employees’ perceptions of their organisation’s corporate ethical values and justice and their level of commitment. The study participants were 201 employees of a manufacturing company in the Democratic Republic of Congo (female = 32%%, general employees = 68%, mean years of service = 13 years; SD = 0.85 years). They completed measures on corporate ethical values, organisational justice, and organisational commitment. Findings following hierarchical regression indicated that employees’ perceptions of corporate ethical values and organisational justice significantly influence their affective and continuance organisational commitment. A work environment where a code of conduct is upheld and employees are treated fairly would encourage employees to extend their membership of the employing organisation.  相似文献

This study examined the extent to which an ethical climate moderates the relationship between job satisfaction and perceptions of organisational commitment. The study sample consisted of 839 employees of a railway organisation in the Democratic Republic of Congo (DRC) (women = 32%). Perceptions of the organisation’s ethical climate were measured using the Ethical Climate Questionnaire (Victor & Cullen, 1998), job satisfaction was measured using the Job Satisfaction Questionnaire (Lock, 1976), and organisational commitment was measured using the Organisational Commitment Scale (Meyer & Allen, 1997). Data were analysed by applying hierarchical moderator regression analysis to predict employee commitment from job satisfaction, in interaction with the ethical climate. The findings indicated that the ethical climate dimensions of caring, law and code, rule, independence, and instrumental predicted 72% of the variance in job satisfaction and 73% of the variance in employee commitment. Positive perceptions of an ethical work atmosphere and clear code of conduct would enhance employees’ levels of dedication, loyalty, and commitment to the organisation.  相似文献

The relationship among job satisfaction, affective commitment, service-oriented organizational citizenship behaviors (OCBs), customer satisfaction, and customer loyalty were examined for a sample of 249 hairstylists and 1 of their corresponding customers. Employee satisfaction was positively related to service-oriented OCBs, customer satisfaction, and customer loyalty, whereas affective commitment was not related to these outcomes. The extent to which the predictor variables interacted with one another and the role of employment status on these relationships was also explored. High levels of job satisfaction or affective commitment resulted in more service-oriented OCBs for employees and self-employed workers, whereas high levels of both resulted in more service-oriented OCBs for owners.  相似文献

In the last few decades, considerable research has focused on the effects of trait interactions on job performance, but only a few studies have examined trait interaction effects on career commitment. This study investigates the interactive effects of conscientiousness and agreeableness on career commitment and its 3 facets of career identity, career resilience, and career planning in a sample of 254 employees in North India. Results suggest a partial interaction effect of conscientiousness and agreeableness on career commitment. Trait interactions were seen as significant predictors of career resilience in the Indian context. The authors discuss implications for research, theory, and practice.  相似文献

Resilience is one of the most profound constructs across disciplines. Yet, the largely atheoretical nature of the research on resilience continues to make it elusive. A new theory of stress and resilience in close relationships—the theory of resilience and relational load (TRRL)—is advanced to fill this void in the literature. The theory bridges communicative, perceptual, and physiological aspects of stress within the context of social relationships to explain personal/relational risk, resilience, and thriving. The TRRL examines how relational partners' and family members' communal orientation and maintenance of their relationships on a daily basis influence their communication during stressful moments, as well as their appraisals of the stress. The theory also details how these communication patterns and appraisals influence personal and relational health and adaptation. Finally, the concept of relational load is set forth, which is the wear and tear that chronic stress and depletion of one's emotional, psychological, and relational resources through repeated, stress‐related conversations can have on relationships. Ultimately, people need to continually invest in their relationships to prevent relational load and foster resilience and possible thriving.  相似文献

The inter-professional national agreement of 19 June 2013 emphasizes the role of managers in promoting quality of work life. The latter aims jointly at employees’ health and company performance due to commitment. In the present study we tested the indirect effect of ethical leadership on affective commitment and psychological flourishing via satisfaction with work–family balance. Among employees, 221 filled out a questionnaire. The results indicate, on the one hand, the positive links between ethical leadership and affective commitment and psychological flourishing, and on the other hand the mediating role of satisfaction with work–family balance in these two relationships. This study examined self-esteem as a mediator of the relationship between perceived discrimination, employee intentions to quit, and affective organisation commitment. A convenience sample of 414 South African employees were participants (female?=?44.9%; black?=?42.3%; 38.2% between the age of 26 and 35). Of the participants, 72.7% were from the private sector. The employees completed measures of self-esteem, perceived discrimination, and affective organisation commitment. We utilised Structural Equation Modelling to determine the direct and indirect effects of self-esteem on employee attitudes, affective organisation commitment, and intentions to quit. Findings indicate that high self-esteem scores predict affective organisation commitment by ameliorating a sense of work-place discrimination. This is influenced by race, ethnicity, and gender. By contrast, low self-esteem scores predicted high intensions to quit due to perceived work-place discrimination. As such, high self-esteem is important for the reduction of the perceived work-place discrimination effects on affective organisation commitment and for job retention among workers of a society with a history of race-based civil strife.  相似文献

The authors examined the relationships between perceived organizational support, organizational commitment, commitment to customers, and service quality in a fast-food firm. The research design matched customer responses with individual employees' attitudes, making this study a true test of the service provider-customer encounter. On the basis of a sample of matched employee-customer data (N = 133), hierarchical linear modeling analyses revealed that perceived organizational support had both a unit-level and an employee-level effect on 1 dimension of service quality: helping behavior. Contrary to affective organizational commitment, affective commitment to customers enhanced service quality. The 2 sub-dimensions of continuance commitment to the organization--perceived high sacrifice and perceived lack of alternatives--exerted effects opposite in sign: The former fostered service quality, whereas the latter reduced it. The implications of these findings are discussed within the context of research on employee-customer encounters.  相似文献

The current field study took place within a Mexican work setting, consisting of 100 white‐collar employees representing a variety of professional job categories. The study investigated the direct effect of the supervisor–employee relationship (leader–member exchange) quality and group acceptance on employees' propensity to engage in activities beyond their formal work roles (extra‐role behavior). The mediating influences of the employees' job satisfaction level and organizational commitment were also taken into consideration when accounting for extra‐role behavior. Results suggest that relationships Mexican employees share with their supervisor have a direct impact on their extra‐role behavior. Social exchange, key to both extra‐role behavior and leader–member exchange, is proposed as the operating mechanism associating the two constructs. Results also indicate that organizational commitment plays a partial mediating role between leader–member exchange and extra‐role behavior.  相似文献

Recent research has focused on the day-specific adverse effects of stressors at work. Thus, in the present study, we examine the relationships between day-specific work-related self-control demands (SCDs) as a stressor and day-specific indicators of psychological well-being (ego depletion, need for recovery, and work engagement). On the basis of the limited strength model of self-control, we predict that SCDs deplete limited regulatory resources and impair psychological well-being. Furthermore, we propose affective commitment as a buffering moderator of this relationship. Consistent with the broaden and build theory of positive emotions and the self-determination theory, we suggest that affective commitment satisfies employees basic psychological needs and provides positive emotions, which, in turn, help restore limited regulatory resources. Thus, affective commitment should buffer the negative relationships between day-specific SCDs and day-specific psychological well-being. To examine our hypotheses, we conducted a diary study with N = 60 employees over 10 working days and used multi-level models to test our predictions. Our results demonstrated that day-specific SCDs indeed impaired indicators of psychological well-being. Furthermore, affective commitment buffered these adverse relationships; thus, on days with high SCDs, highly committed employees reported higher levels of psychological well-being than did less committed employees.  相似文献

This study sought to test the predictive effects of perceived career support and affective commitment on work engagement. It was hypothesized that perceived career support would relate positively to work engagement and this relationship would be transmitted through affective commitment. Survey data were collected from 115 full‐time employees enrolled as part‐time graduate students in a large public university in Malaysia. Multiple regression analysis yielded results indicating that the relationship between perceived career support and work engagement was mediated by affective commitment. This finding suggests that employers can promote employee work engagement by ensuring employees perceive their organization to be supportive of their career and increasing employees' level of affective commitment.  相似文献

We examine the relationship between job characteristics and employee attitudes in the context of temporary employees who are assigned to work at the client organizations but are formally employed by a temporary agency. Based on the rationale provided by social exchange and social identity theories, we hypothesized that job characteristics would be related to job satisfaction, organizational commitment, and turnover intention in regard to both the client organization and the temporary agency. Results based on data collected from a large temporary agency supported all hypothesized relationships in regard to the client organization, and most hypothesized relationships in regard to the temporary agency. We discuss implications of these findings for research and the practice of managing temporary employee attitudes.  相似文献

Resilience is one of the positive emotions that will enhance employees’ ability to cope in adverse conditions, such as work intensification, organisational change, and work stress. Despite growing research interest in the employee resilience area, there is limited knowledge of the process through which critical social support at workplaces, such as supportive leadership and co-worker support, affects employees’ ability to cope in challenging situations. This study, underpinned by the theory of conservation of resources and social cognitive theory, examines the role of supportive leadership and co-worker support in employee resilience, and how this may be moderated by work pressures in the context of the Chinese banking industry. Using a sample of 2,025 Chinese banking workers, we tested four hypotheses. Our findings demonstrate that supportive leadership and co-worker support are positively associated with employee resilience. High work pressure moderates the relationship between both supportive leadership and co-worker support and employee resilience, such that the relationship between these conditions is stronger when perceived performance pressure is high. Our study raises important implications for both the theoretical development of employee resilience and for management practices with respect to fostering employee resilience in organisations.  相似文献

This field study examined how early socialization experiences affect new employee mastery of socialization content and socialization outcomes. New employees reported the realism of their preentry knowledge and the helpfulness of socialization agents. A follow-up survey assessed mastery of socialization content along with role clarity, job satisfaction, and affective organizational commitment. The results, based on 194 new employees of a large educational institution and using structural equation modeling, were highly supportive of the hypotheses. Realism of preentry knowledge and agent helpfulness, the two indicators of early socialization experiences, were associated with greater role clarity, job satisfaction, and organizational commitment. In addition, the mastery of specific socialization content dimensions, the often-assumed intervening processes, was explicitly shown to mediate those relationships. The specific patterns of mediation observed further advance our understanding of the relationships between new employee mastery of socialization content and the determinants and consequences of that mastery.  相似文献

This study investigated the relationship between perceived organisational support, employee job satisfaction and organisational commitment among junior academic staff of a South African higher education institution (N =70; female = 41 .4%; masters qualification = 85 .7%). Participants completed a self-administered questionnaire on organisational perceptions, commitment and job satisfaction. Correlations investigated whether there were any relationships between variables. T-tests and Analysis of Variance (ANOVA) were also used to examine whether participants perceived organisational support differently based on their demographics. Results showed a significant and positive relationship among employee perceptions of support from their organisation, their level of job satisfaction and level of organisational commitment. Male academic staff showed higher levels of perceived organisational support, employee job satisfaction and organisational commitment than females. Gendered work participation appears to explain aspects of work participation in the context of the South African higher education sector.  相似文献

This article addresses the nature and challenge of adaptation in the context of global climate change. The complexity of "climate change" as threat, environmental stressor, risk domain, and impacting process with dramatic environmental and human consequences requires a synthesis of perspectives and models from diverse areas of psychology to adequately communicate and explain how a more psychological framing of the human dimensions of global environmental change can greatly inform and enhance effective and collaborative climate change adaptation and mitigation policies and research. An integrative framework is provided that identifies and considers important mediating and moderating parameters and processes relating to climate change adaptation, with particular emphasis given to environmental stress and stress and coping perspectives. This psychological perspective on climate change adaptation highlights crucial aspects of adaptation that have been neglected in the arena of climate change science. Of particular importance are intra-individual and social "psychological adaptation" processes that powerfully mediate public risk perceptions and understandings, effective coping responses and resilience, overt behavioral adjustment and change, and psychological and social impacts. This psychological window on climate change adaptation is arguably indispensable to genuinely multidisciplinary and interdisciplinary research and policy initiatives addressing the impacts of climate change.  相似文献

Drawing on recent theoretical developments in cognitive and social psychology, self‐control demands were introduced as a new source of stress at work. Affective organisational commitment was expected to operate as a buffer in the relation between self‐control demands and indicators of job strain. Data provided by 260 nurses in homes for elderly people revealed both significant relationships of self‐control demands and commitment to a broad spectrum of strain indicators that included not only self‐report measures (burnout, psychosomatic complaints, intentions of quitting), but also a measure of absenteeism. Self‐control demands were positively related to all indicators of job strain, whereas the associations were negative for affective commitment. In addition, the results provided clear evidence for the buffer hypothesis of commitment. The positive relations of high self‐control demands to all strain indicators were attenuated as a function of affective commitment. The results suggest that the buffer effect of commitment is mainly due to stress‐contingent appraisal processes rendering highly committed employees less vulnerable to the adverse effects of high stress.  相似文献
