Purpose  To investigate the relationship between trust in the organization and employees’ exchange beliefs (i.e., exchange ideology) and both psychological attachment and role definitions. Design/Methodology/Approach  A field study based on data from 204 line and supervisory employees examined the relationships between the predictors and work role boundaries. Two important mechanisms, psychological attachment (organizational commitment) and job satisfaction were examined as mediator and moderator, respectively, to the relationship between trust and exchange ideology and role definitions. Findings  Results indicate that both relation- and exchange-based variables predict enlarged roles (i.e., employees’ perceived organizational citizenship behaviors as in-role). Additionally, organizational commitment mediated the relationship between the predictor and the outcome. Job satisfaction moderated the relationship between trust and role definition. Implications  Work role boundaries are important in the contemporary workplace, where employees are oftentimes required to enlarge their behavioral set. We provide evidence for the importance of managing the relationship with the organization (through high levels of trust) and making sure employees construe their exchanges with the organization as more open. Such knowledge may help design interventions to increase employee trust, and select employees with favorable exchange ideologies. Originality/Value  This is one of the first studies examining both relationship- and exchange-based variables as predictors of role definitions, and clarifies possible mechanisms (mediation through psychological attachment) and the role of job satisfaction as moderator.  相似文献

Despite an emerging interest in callings, researchers know little about whether calling orientations matter in the workplace. We explore the under-examined relationship between a calling orientation and employees’ attachment to their organizations. Although some theory suggests that callings may be negatively related to organizational attachment, we use theories of role investment and identification convergence to predict that a calling orientation is positively associated with organizational identification and negatively associated with turnover intention. Further, drawing on goal facilitation theory, we suggest that organizational instrumentality—the perception that the organization is instrumental to goal fulfillment—mediates the relationships between a calling orientation and both forms of organizational attachment. Finally, we predict that a security-oriented organizational culture will enhance attachment among those with low levels of calling orientation. In a sample of health care professionals, we find general support for our hypotheses.  相似文献

Dysfunctions in role performance have been associated with a large number of consequences, almost always negative, which affect the well-being of workers and the functioning of organizations. An individual's experience of receiving incompatible or conflicting requests (role conflict) and/or the lack of enough information to carry out his/her job (role ambiguity) are causes of role stress. According to previous theory, role ambiguity and conflict decrease workers' performance and are positively related to the probability of workers leaving the organization. Job satisfaction refers to a positive evaluation of a job, while organizational commitment refers to an employee's attachment to the organization. The affective dimensions of organizational commitment and job satisfaction are considered to be important predictors of turnover intention, absenteeism, and job performance. In the literature, role conflict and ambiguity have been proposed as determining factors of workers' job satisfaction and their commitment towards the organization. The role of job satisfaction and organizational commitment were analysed as variables that should mediate between role ambiguity and conflict and employees' behaviour. The hypotheses were confirmed by means of path analysis carried out with data obtained from a sample of Spanish blue-collar workers employed by a bus company and a water supply company. Role stressors were negatively related to affective commitment mediated through job satisfaction. Affective commitment to the organization exerted a positive influence on performance and reduces the withdrawal behaviour analysed— intention to leave and absenteeism—although the strongest predictor of intention to leave was, in this study, job satisfaction.  相似文献

This study examined the construct validity of Meyer and Allen’s (1991) three-component model of organizational commitment in a Chinese context and compared levels of OC between the Chinese sample and previously published data from Canada and South Korea. In a study of 226 Chinese employees in six foreign-invested companies, a five-factor oblique model, which included both substantive and method factors, fit the data best. However, the three-component model had a reasonably good fit. The proposed antecedents of each of the three principal OC dimensions tended to associate most strongly with their respective scales. Affective commitment and normative commitment significantly predicted job satisfaction and all three components predicted turnover intention, although associations between continuance commitment and these outcomes were moderated by normative commitment. Finally, we found that normative and affective commitment were significantly higher in the Chinese sample than in previously published samples from Canada and South Korea. Continuance commitment in the Chinese sample was lower than the Canadian and Korean samples. Implications of these findings are discussed in more detail.  相似文献

Relations between occupational commitment (OC) and several person- and work-related variables were examined meta-analytically (76 samples; across analyses, Ns ranged 746-15,774). Major findings are as follows. First, OC was positively related to job-focused constructs such as job involvement and satisfaction, suggesting that attitudes toward the job itself may be a central concern in committing to one's occupation. Second, consistent with previous work, OC and organizational commitment were positively related. This relation was found to be moderated by the compatibility of the profession and the employing organization. Third, OC was positively related to job performance and had an indirect effect on organizational turnover intention through occupational turnover intention. This latter effect suggests that understanding of organizational turnover can be enhanced by incorporating occupation-related variables into turnover models.  相似文献

This study investigated the interrelations of the psychological contract with work engagement and turnover intention, which has hitherto been a largely overlooked topic in psychological contract research. Although previous research has mainly focused on how psychological contracts influence job attitudes and behaviours, it is proposed here that attitudes and behaviours also affect the psychological contract that the employee has with the organization. Moreover, it is proposed that because reciprocity norms are more important among shortly tenured employees, mutual relationships between psychological contracts and work engagement and turnover intention were stronger for employees with lower organizational tenure. Longitudinal data were collected among 240 employees and proposed models were evaluated with structural equation modelling. The results show that indeed psychological contract fulfilment was longitudinally related to higher work engagement and lower turnover intentions, but only for employees with low tenure. Moreover, stability in work engagement, turnover intention, and psychological contract over time was higher for those with high tenure, whereas the relations between turnover intention and the psychological contract were stronger for those with low organizational tenure. These findings demonstrate that psychological contracts are reciprocally interrelated with work outcomes, and that such relations are stronger for those with low tenure.  相似文献

The predictive power of socioprofessional and psychological variables on job finding was investigated with a cohort of 384 unemployed people in Luxembourg. The aim was to assess whether, in statistical profiling, some psychological variables have incremental validity over and above the more commonly used socioprofessional dimensions. For the period from 0 to 6 months and the period from 0 to 12 months, socioprofessional variables measured at the beginning of the unemployment period, allowed classification of three quarters of the subjects. Adding significant psychological dimensions did not improve the prediction in either case. Further analysis was done on persons still unemployed at 6 months (i.e. those who found it more difficult to find a job). For the period from 6 to 12 months, age and sex allowed correct classification of 62.6% of the subjects. Adding five psychological variables (openness, self-efficacy, social anxiety, symptom reduction coping, intelligence) significantly improves this percentage by 12.1 points. In the proposed model, psychological factors therefore only play a role in job finding for unemployed people who have more difficulty in finding a job. The current study examined the impact of two work-life benefits, work schedule flexibility, and dependent care assistance, on applicants' intentions to pursue jobs with potential employers. The study also explored whether anticipated organizational support would mediate the relationships between these two work-life benefits and job pursuit intentions. Results indicated that although work schedule flexibility, dependent care assistance, and salary were all related to job pursuit intentions, only schedule flexibility, and dependent care were related to anticipated organizational support. Findings also indicated that anticipated organizational support fully mediated the effects of work schedule flexibility and dependent care assistance on job pursuit intentions. Findings are discussed in terms of the importance of organizational support as a mediating mechanism through which work-life benefits influence more distal outcomes, and in terms of implications for organizational recruiting strategies.  相似文献

This review traces the development of survey research methods within the organizational culture tradition and focuses specifically on those instruments that measure the aspects of culture that are related to organizational effectiveness. Our review suggests that the reliability and validity of most instruments in this category is quite limited. This review outlines the recommended logic for the development and validation of culture effectiveness surveys and identifies three key challenges for future culture researchers to address: (1) the confirmatory testing of nested models, (2) the guidelines for aggregating data to the organizational level, and (3) the establishing of criterion-related validity. Using data from the Denison Organizational Culture Survey, we present an empirical illustration of the three challenges identified above and conclude by considering limitations and opportunities for future research.  相似文献

Few studies have provided the validity evidence of a measure of objective person-organization fit (P-O fit) as a selection tool. The present study used a concurrent validation design to examine the criterion-related validity and the incremental validity of a P-O fit measure beyond the validity of the Big Five personality test for predicting job performance (task performance and organizational citizenship behavior) and employee commitment (organizational commitment and supervisory commitment) for a group of high-tech professional employees in Taiwan. Results showed that P-O fit predicted the contextual component of overall job performance and was significantly related to two types of employee commitment. Moreover, P-O fit had an incremental validity beyond that of the personality measures for predicting some of our outcome variables.  相似文献

In the current career climate characterized by change and turbulence, employees may demonstrate limited organizational commitment to their employers. Rousseau (1998) suggests that two key ways to elicit loyalty from employees today are to reinforce perceptions of organizational membership and demonstrate organizational care and support for employees. Based on her conceptual framework, we examined the separate and synergistic effects of three valued aspects of the work environment—management communication, opportunity for learning, and work schedule flexibility—on organizational commitment. With 1770 full-time and 273 part-time workers of a large national retailer, we found that all three variables had positive main effects on organizational commitment. Also, they three-way interacted to affect part-time workers’ organizational commitment. The implications of these findings for research on organizational commitment and on comparisons of full-time and part-time workers are discussed.  相似文献

This study examines how employees’ perceptions of specific features of the organizational context—organizational politics and procedural justice—are related to their evaluations of psychological contract breach and subsequent attitudes and behaviors. Across three studies, we examined the appropriateness of four models for describing relationships among the focal constructs. Results of these studies support (a) an environmental responsiveness model in which psychological contract breach mediates the effects of politics and justice on employee outcomes, and (b) a general fairness evaluation model where politics, justice, and psychological contract breach serve as indicators of a higher order factor that predicts employee attitudes and behavior. IntroductionToday, one issue that arose in human resource discussions is the phenomenon of organizational silence (OS).ObjectiveSince it has not been carried extensive research out on this phenomenon in Iran, the purpose of this study was to investigate the relationship between OS and Organizational Commitment (OC) and Organizational Creativity (OCR) among managers of the Islamic Azad University of Khorasan Razavi.MethodsWe based the theoretical framework of this study on the OS scale of Morrison and Milliken (2003) and the Allen and Myers’ (1990) Three-Component OC Scale and OCR questionnaire of Randsip (1979). The questionnaire's internal reliability by Cronbach's alpha for OS, OC, and OCR was 0.81, 0.89, and 0.84 respectively. Also, 200 executives, deputies, managerial and administrative directors were tested. The Pearson correlation coefficient and structural equations were used to analyze the data.ResultsThe findings illustrate that in this organization, there is a significant and an inverse relationship between OS and OC and OCR. So, the more is the OS, the greater is the lack of OCR and OC.ConclusionThe results show that OCR is moderate and downward. OCR can be because of different factors, but is more affected by the dimensions of OC. OCR and continuous commitment could explain 0.84 of the variance of dependent variables. Also, all the research hypotheses were approved and 0.89 of the total variance of the dependent variable was illustrated in terms of effective factors.  相似文献

The article examines the role of organizational identification and job satisfaction in relation to turnover intentions in seven organizations. Two models are proposed in which either job satisfaction or organizational identification was treated as a mediator of the other's relationship with turnover intention. The organizations varied in terms of culture (Japan vs. UK), and institutional domain (academic, business, health, mail, legal). Within each organization, and meta‐analytically combined across the seven samples (N = 1392), organizational identification mediated the relationship between job satisfaction and turnover intention more than job satisfaction mediated the relationship between organizational identification, and turnover intention. Organizational identification also had the larger overall relationship with turnover intention. This pattern remained true when gender, age, type of organization, culture, and length of tenure were accounted for, although the direct relationship between job satisfaction and turnover intention was stronger in private than public organizations and when the ratio of men was higher. The findings are consistent with a social identity theory (SIT) perspective and with the idea that identification is a more proximal predictor of turnover intention. Over and above job satisfaction, organizational identification offers a strong psychological anchor that discourages turnover intention in a range of organizational contexts. The last two decades have witnessed a surge in interest in research on organizational identification (OI). This paper presents a comprehensive meta-analysis of this research (k = 96). Results indicate that (a) OI is correlated with a wide range of work-related attitudes, behaviors, and context variables, (b) OI is empirically distinct from its closest conceptual neighbor, attitudinal organizational commitment (AOC), and (c) the two most common OI measures (the Mael scale and the Organizational Identification Questionnaire) produce very different results. It is argued that OI scales, especially the Mael scale, may be preferable over AOC scales for studies aimed at explaining, and partly also for studies aimed at predicting, work behavior.  相似文献

This study examined the moderating effect of exchange ideology on the relation between perceptions of organizational politics and manager-rated retention. Data collected from 178 employees of a distribution services organization indicated that employees’ perceptions of organizational politics related negatively related to manager assessments of retention. However, the variables were only related among employees with a moderate to strong exchange ideology. These individuals were more sensitive to a political environment than individuals with a weak exchange ideology. Implications for employees seeking to actively manage their careers are discussed.  相似文献

Promotability evaluations are important for individuals' career development and organizations' human resource management practices. Nevertheless, little empirical research has addressed predictors of promotability evaluations, and the studies that have, have often focused on current job performance and fixed, nonbehavioral predictors. This study takes a more behavioral approach, and investigates whether besides how one performs (i.e., job performance) what one performs also serves as an indicator of promotability. Specifically, we examine the relationship between employees' challenging job experiences and supervisors' evaluations of employees' promotability over and above employees' current job performance. Results from 3 field studies, sampling different types of employees via different measures, consistently showed that challenging job experiences explained incremental variance in supervisory and organizational evaluations of promotability over and above current job performance and job tenure.  相似文献

This study examined additive effects of various types of person–job and person–organization fit. Although numerous studies have investigated the correlates of various fit types, little research has examined whether the effects of different fit types are additive or convergent. The effects of multiple fit perceptions on job satisfaction, organizational commitment, and turnover intentions were examined. Results indicate additive effects of person–job and person–organization fit perceptions on job satisfaction and organizational commitment. The effects of person–job fit perceptions on turnover intentions were also additive. However, person–organization and person–job fit had convergent effects on turnover intention. Results indicate that managers must pay attention to various fit types for positive job attitudes and to reduce turnover.  相似文献
