This study partially tested a recent process model for understanding victim responses to worksite/function closure (W/FC) proposed by Blau [Blau, G. (2006). A process model for understanding victim responses to worksite/function closure. Human Resource Management Review, 16, 12–28], in a pharmaceutical manufacturing site. Central to the model are the Kubler-Ross [Kubler-Ross, E. (1969). On death and dying. New York: Macmillan] grieving stages, which have not been formally measured and applied to downsizing research. Following Blau (2006), individual grieving stages were successfully measured and clustered into more general grieving categories, i.e., negative (denial, anger, bargaining depression) and positive (exploration, acceptance). Across four waves of data 53 respondents constituted the complete data sample. The Time 1 personal factors had minimal impact on any type of response. However, Time 1 situational factors did have an impact, paced by higher perceived contract violation leading to greater strain, work incivility, organizational deviance, and intent to sue employer, and lower transactional obligations and employer endorsement. Earlier Time 2 grieving stages were used as individual antecedents in regression analyses to explain Time 3 (N = 77) victim responses (general strain, work incivility, interpersonal deviance, organizational deviance, transactional obligations, relational obligations) and also Time 4 (N = 53) prior to closure responses (intent to sue employer, employer endorsement). Within negative grieving, results indicated that greater anger was the most influential grieving stage, since it led to greater strain, work incivility, organizational deviance, and intent to sue, as well as lower transactional obligations and lower endorsement. Within positive grieving acceptance was the most influential, since it led to lower strain, lower work incivility, lower organizational deviance, and lower intent to sue. Study limitations and future research issues are discussed.  相似文献

In this paper, we examine the influence of contract importance, feelings of violation, and workplace familism on the relationship between psychological contract breach and organizational deviance. Results from a study of 168 supervisor–employee dyads in a pharmaceutical organization suggest that (a) feelings of violation mediated the relationship between perceived breach and supervisor‐rated organizational deviance; (b) relational and transactional contract importance influenced the relationship between breach and feelings of violation such that the relationship was stronger under conditions of high relational and transactional importance; and (c) high levels of workplace familism mitigated the effects of feelings of violation on supervisor‐rated organizational deviance.  相似文献

This research examines the relationships between top management and supervisory ethical leadership and group-level outcomes (e.g., deviance, OCB) and suggests that ethical leadership flows from one organizational level to the next. Drawing on social learning theory [Bandura, A. (1977). Social learning theory. Englewood Cliffs, NJ: Prentice-Hall.; Bandura, A. (1986). Social foundations of thought and action. Englewood Cliffs, NJ: Prentice-Hall.] and social exchange theory [Blau, p. (1964). Exchange and power in social life. New York: John Wiley.], the results support our theoretical model using a sample of 904 employees and 195 managers in 195 departments. We find a direct negative relationship between both top management and supervisory ethical leadership and group-level deviance, and a positive relationship with group-level OCB. Finally, consistent with the proposed trickle-down model, the effects of top management ethical leadership on group-level deviance and OCB are mediated by supervisory ethical leadership.  相似文献

The purpose of this study was to examine organizational trust as a mediator of the relationship between workgroup incivility and work outcomes, and whether workgroup regard moderates this mediation. Participants included 90 (61% female, 79% White) employees of a property‐management company who completed measures of workgroup incivility, group regard, organizational trust, job satisfaction, turnover intention, and job burnout. The results showed that trust mediated the relationship between incivility and all 3 work outcomes, and that regard for the workgroup moderated this process. Employees with lower group regard reported less organizational trust when they experienced incivility within their workgroup; lower trust, in turn, related to lower job satisfaction, especially for those with low group regard. Implications for organizations are discussed.  相似文献

The authors surveyed 347 public sector employees on 4 measurement occasions to investigate the conceptual distinctiveness of the psychological contract and perceived organizational support (POS) and how they are associated over time. Results support the distinctiveness of the 2 concepts. In terms of their interrelationships over time, by drawing on psychological contract theory the authors found little support for a reciprocal relationship between POS and psychological contract fulfillment. Under an alternative set of hypotheses, by drawing on organizational support theory and by separating psychological contract fulfillment into its 2 components (perceived employer obligations and inducements), the authors found that perceived employer inducements were positively related to POS, which, in turn, was negatively related to perceived employer obligations. The results suggest that POS and the components of psychological contract fulfillment are more important in predicting organizational citizenship behavior than psychological contract fulfillment.  相似文献

Purpose  The purpose of this study was to investigate career-related antecedents of graduates’ anticipatory psychological contracts. Design/Methodology/Approach  A survey was filled out by a sample of 722 graduates addressing questions on career strategy, individual career management, work importance, and beliefs about employer and employee obligations. Findings  Graduates with a high score on careerism, who are engaged in a high level of individual career management and with management ambitions, reported a higher level of employer obligations and a higher level of employee obligations related to flexibility and employability. Implications  This study adds to the literature by addressing the initial stage of psychological contract formation, taking place in the anticipatory socialization stage. The obligations that are salient in graduates’ pre-employment beliefs are likely to affect their psychological contracts after organizational entry. Moreover, depending on their career goals and other career-related factors, graduates approach their future employment relationship with different beliefs about what they should contribute and what they will receive in return. Employers may use these findings when working out recruitment strategies for young graduates. They also provide input for actively managing the expectations of new hires. Originality/Value  Most studies on psychological contracts addressed the relationship between employees’ psychological contract evaluations and subsequent attitudes and behaviors. Only recently scholars have started to address the topic of psychological contract formation. This study adds to this line of research by addressing the pre-employment stage. It also adds to the literature by addressing the relationship between career-related antecedents and psychological contracts.  相似文献

We propose value-oriented content of psychological contracts as being distinct from transactional and relational content, which we affirm using confirmatory factor analysis for employee, as well as organizational obligations. In a sample of 171 German parish volunteers, value-oriented volunteer and relational organizational obligations are significantly and positively related to job satisfaction as well as to time spent volunteering. The distinctive role of value-oriented content is reinforced by the finding that its associated employee obligations were the only ones that were significantly and positively related to both outcomes. Thus, value-oriented obligations may foster favourable work relationships and may even have the potential to stabilize work relationships during crises if obligations regarding an organization's core values are fulfilled. Examining the generalizability of these findings to nonvolunteer samples in future research is recommended.  相似文献

A grieving stages framework based on Kubler‐Ross (1969) was successfully operationalized and applied to an anticipated worksite closure for 53 complete data employees across four times in a pharmaceutical manufacturing facility. As predicted, the means for denial, bargaining, and depression significantly decreased, while exploration increased. However, anger and acceptance remained stable over time. Grieving stages were used as individual outcomes at Times 2 (N=89), 3 (N=77), and 4 (N=53) in regression analyses to test additional study hypotheses. Perceived contract violation had the strongest influence on grieving stages. Perceived job alternatives became more important for exploration and acceptance of leaving at Time 4. Being the primary income source, having lower core self‐evaluation, and stronger community ties were generally linked to greater employee depression about leaving the company across times. Additional applications for the suggested grieving stages measure are needed in future job loss research.  相似文献

Incivility from sources outside the organization (e.g., customers, patients) is increasingly recognized as an important workplace stressor, having been linked to a variety of negative outcomes. It is therefore becoming more important to understand not only the negative effects of outsider incivility, but also potential buffers of these negative effects. As such, the current study sought to explore the impact of outsider incivility directed towards emergency workers (called “victim” incivility) and to identify and test potential positive psychological buffers of the relationship between victim incivility and burnout, physical symptoms and objective absenteeism. Specifically, utilizing a resource perspective, we sought to determine whether work engagement and empathy buffered these negative effects. Survey data from 208 firefighters at two time points showed that victim incivility predicted burnout, physical symptoms and absenteeism, and that both engagement and empathy ameliorated some negative outcomes of victim incivility, including burnout and physical symptoms. Theoretical and practical implications of the research are discussed and areas for future research are proposed.  相似文献

Purpose

The purpose of this research was to adapt and validate a multidimensional instigated incivility scale. Previously, instigated incivility research has used unidimensional scales, measures designed for specific occupations (e.g., nursing), item subsets of larger scales, or scales designed for experienced incivility that assumes a change of referent will not impact the scale. This research formally validates the change of referent from experienced incivility to instigated incivility, and offers a scale designed for wide range of occupations with demonstrated advantages over a popular unidimensional scale.

Design

Study 1 proposes a second-order factor structure of the measure. Surveying a sample of 472 individuals, the study confirms the measure’s ability to predict additional variance in interpersonal deviance over a previous measure of instigated incivility, as well as provide greater detail relating to a multi-faceted personality dimension (narcissism). Study 2 uses a unique sample of 642 participants and expands the nomological network of the scale by demonstrating the correlational and predictive relationships to a network of related constructs identified by past research.

Findings

The results of Study 1 identify that the multidimensional factor structure of UWBQ-I remains intact when changed from an experienced incivility scale. Regression and dominance analyses demonstrate that the UWBQ-I provides additional variance accounted for over Blau and Andersson’s (2005) scale, capturing a larger portion of the instigated incivility construct domain. Additionally, the advantages of a multidimensional framework are identified by relating the scale sub-facets to equally specific dimensions of narcissism. Study 2 further supported the validation of the UWBQ-I by replicating a large network of relationships that have been previously identified in incivility research.

Implications

Considerably less research has been dedicated to instigated than to experienced incivility research. The present studies offer a scale that may contribute to increased research by providing more specific relationships between facets of incivility and constructs such as personality. Greater understanding of the detailed relationships may help researchers further identify antecedents and consequences and aid practitioners in developing interventions to understand and quell instigated incivility in the workplace.

Originality

Although research has used a scale such as this, the validity of the scale has never been demonstrated. This research establishes the appropriateness of the past use of such scales and also offers researchers a standard, validated measure to incorporate in a broad range of occupations for future incivility research.

By utilizing a 2-year longitudinal design, the present study investigated the experience of work engagement and its antecedents among Finnish health care personnel (n = 409). The data were collected by questionnaires in 2003 (Time 1) and in 2005 (Time 2). The study showed that work engagement—especially vigor and dedication—was relatively frequently experienced among the participants, and its average level did not change across the follow-up period. In addition, the experience of work engagement turned out to be reasonably stable during the 2-year period. Job resources predicted work engagement better than job demands. Job control and organization-based self-esteem proved to be the best lagged predictors of the three dimensions of work engagement. However, only the positive effect of job control on dedication remained statistically significant after controlling for the baseline level of work engagement (Time 1).  相似文献

Drawing from the work–home resources model, we examined the relations of family incivility, counterproductive work behaviors (CWB), state self-esteem, and emotional regulation. Results from three-wave lagged data (N = 284) indicated that family incivility was positively correlated with counterproductive work behaviors, and this relationship was mediated by state self-esteem. In addition, emotional regulation mitigated the relationship between family incivility and state self-esteem. The findings suggested that family incivility, as an emotional contextual demand in the home domain, is related to negative outcome (deviant behavior) in the work context (i.e., CWB) through the depletion of the personal resource—state self-esteem, while emotional regulation is a key resource that mitigates this relationship. This paper discusses the implications of these findings with respect to applications and developments of the work–home resources model.  相似文献

This paper presents empirical research analyzing the relationship between work-family climate (operationalized in terms of three work-family climate sub-scales), organizational leadership (i.e., senior manager) characteristics, organizational commitment and turnover intent among 526 employees from 37 different hotels across the US. Using multilevel modeling, we found significant associations between work-family climate, and both organizational commitment and turnover intent, both within and between hotels. Findings underscored the importance of managerial support for employee work-family balance, the relevance of senior managers’ own work-family circumstances in relation to employees’ work outcomes, and the existence of possible contagion effects of leaders in relation to work-family climate.  相似文献

Ample research demonstrates that workplace incivility has individual and organisational costs, but an important question remains unanswered: might it have benefits as well? We investigate this possibility by focusing on incivility appraisals—both negative and challenge appraisals (i.e. as an opportunity for learning, growth)—and their correlates. To explain this diversity of appraisals, we examine whether attributions (i.e. perceived intent to harm, perceived perpetrator control) predict perceptions. We conducted two multi‐method (quantitative and qualitative) surveys, one of which was multi‐source, of employees across a range of occupations. In Study 1, attributions that perpetrators acted with control and malicious intent fuelled negative appraisals of incivility, which undermined job satisfaction. Study 2 added to these findings by demonstrating that some targets formed challenge appraisals of uncivil encounters, especially when they attributed low malicious intent to perpetrators; challenge appraisal related to boosts in job satisfaction and thriving. These attitudinal outcomes then positively related to organisational citizenship behaviour, as reported by targets' coworkers. Showing paths to incivility harm (and potential benefit), our findings can inform interventions to alter the impact of workplace incivility.  相似文献

The overlap between measures of work-to-family (WFC) and family-to-work conflict (FWC) was meta-analytically investigated. Researchers have assumed WFC and FWC to be distinct, however, this assumption requires empirical verification. Across 25 independent samples (total N = 9079) the sample size weighted mean observed correlation was .38 and the reliability corrected correlation was .48. The pattern of external correlates for the two types of conflict was also examined. Both forms of conflict had similar (.41) reliability corrected correlations with measures of organizational withdrawal. WFC conflict correlated .41 (k =  15, N = 4714) with job stressors and .17 (k = 13, N = 3312) with non-work stressors whereas FWC conflict correlated .27 with job stressors and .23 with non-work stressors. Correlations between the two forms of work/family conflict and other variables such as organizational commitment, job and life satisfaction, and health were examined. Implications for the discriminant validity of the two types of conflict measures are discussed.  相似文献

The present study examines exchange and creditor ideologies (two dispositional characteristics that are strongly related to exchange relationships) and their moderating effects on the psychological contract. Five hundred public-sector employees were studied over a 3-year period. Respondents’ were surveyed as to their perceptions of what they believed their employer owed them (e.g., job security, training, involvement in decision making, etc.) and the extent to which these “employer obligations” had been met. In addition, we assessed respondents’ perceptions of their own obligations to their employer (e.g., agreeing to work extra hours, volunteering for non-job-related activities, working unpaid hours, etc.) and the extent to which they believed that these “employee obligations” had been fulfilled. The results indicate that creditor ideology related positively to employee perceptions of their obligations to the employer and the extent to which they fulfilled those obligations while exchange ideology related negatively to employee obligations and fulfillment of obligations. Exchange ideology moderated the effects of perceived employer obligations on employee obligations and fulfillment of obligations while creditor ideology moderated the relationship between perceived employer fulfillment of obligations and employee obligations. This article provides preliminary evidence to the benefits of examining the role of individual dispositions in psychological contract research—a previously neglected topic—and discusses the potential implications for the practice of management.  相似文献

This study extends the research on counterproductive work behavior (CWB) by examining the psychological contract breaches that trigger employee CWB. Specifically, we explored the relationship between transactional and relational contract breach and five forms of CWB (abuse, production deviance, sabotage, theft, and withdrawal). Further, we considered the role of situational and individual factors that mitigate CWB engagement and examined the moderating effects of organizational policies meant to deter CWB and personality (conscientiousness, agreeableness, and emotional stability).  相似文献

Research shows that being a target of organizational incivility is associated with negative outcomes, including declines in job satisfaction, physical health, and psychological well‐being. Two studies (90 property management company employees; 210 undergraduate students) were conducted to examine whether 2 types of social support—emotional and organizational—act as buffers of the relationship between incivility and outcomes in workplace and academic contexts. Two types of incivility were also examined: general workplace incivility and gendered incivility. Consistent with the hypotheses, the results of both studies indicated that employees and students who experienced higher levels of incivility reported better outcomes when they felt organizationally and emotionally supported. Implications for organizations are discussed.  相似文献

We examine the intra-individual relationships between state mood and the primary components of the individual-level criterion space (task performance, organizational citizenship behavior, and work withdrawal) as they vary within the stream of work. Using experience-sampling methods, 67 individuals in a call center responded to surveys on palmtop computers at random intervals 4–5 times each day for 3 weeks (total N = 2329). These data were matched to objective task performance obtained from organizational call records (total N = 1191). Within-persons, periods of positive mood were associated with periods of improved task performance (as evidenced by shorter call time) and engaging in work withdrawal. Trait meta-mood moderated these relationships. Specifically, individuals who attended to their moods had a stronger relationship between mood and speed of task performance (call time) and individuals able to repair their mood cognitively evidenced a weaker relationship between mood and withdrawal. Implications and the use of within-persons designs are discussed.  相似文献
