The purpose of this study was to explore gender differences on the determinants of career success (i.e., career satisfaction and promotions) through the differential return hypothesis. Human capital and social capital were both hypothesized to have a greater influence on the men's career success than on the women's. A questionnaire was used to gather data from 213 (74 men, 139 women) NCAA Division I athletic administrators. Results suggest that social capital was more influential for men than for women in gaining promotions in administration. However, differential returns were not noted for the human capital determinants on either career success variables.  相似文献

We use a sample of working adults (N = 638) to explore the effects of past objective career success (mobility, promotions, and salary change) on current subjective success (human capital assessments by one's managers, core self evaluations, satisfaction with one's career) by gender, across an economic cycle (2004–2011), controlling for career stage. Results support a strong influence of past promotions, and less so for salary changes, on subjective career success. These effects were stronger for men and during the economic contraction, with managers being affected in their assessments based on the employees' past promotions. In contrast, past job mobility did not relate to subjective career success for either gender in periods of economic expansion or contraction. Evidence for an interactive perspective of career success whereby past objective success affects current subjective success is presented, as well as potential implications of the findings.  相似文献

This study investigates the impact of passing the Professional in Human Resources (PHR) certification exam on the early career success of recent college graduates. Data were gathered from alumni of three Midwestern universities who earned an undergraduate degree in business administration (i.e., BBA) with a major in human resources. The survey was designed to measure early career success indicators including finding a job in the HR field, starting salary, and number of promotions. Results reveal that the probability of one's first job after graduation being in human resources was significantly greater for those who had passed the PHR exam compared with those who did not pass or did not take the exam. Passing the PHR exam was not associated with significant differences in starting salary or early career promotions. Implications, study strengths and limitations, and suggestions for future research are discussed.  相似文献

Past research on mentoring in organizational settings has focused on psychosocial and career mentoring functions more senior employees provide to new hires. In this study, we examined whether the perceived quality of psychosocial and career functions of pre‐hire mentoring and realistic job previews (RJPs) provided to students through mentoring impact organizational attraction and potential applicants' intentions to pursue or accept jobs at their mentors' organization, and ultimately their acceptance of positions with their mentors' organization. We compared face‐to‐face mentoring with online mentoring. A field study was conducted (n=194 European graduate students). Findings indicate that the quality of psychosocial mentoring plays a larger role in organizational attraction and intentions to pursue jobs than the perceived level/quality of career mentoring functions, with RJPs functioning as a suppressor variable. Obtaining a job with the mentors' organization was related to career, but not to psychosocial mentoring functions or RJPs.  相似文献

Leaderless group discussions (LGDs) constitute one of the oldest assessment center exercises. In recent times, their added value has sometimes been questioned in light of trends to streamline assessment centers. The purpose of the present study is to examine the incremental validity of LGD ratings over cognitive ability scores and personality ratings for the prediction of extrinsic career success (i.e., promotion speed and number of promotions). We investigated this issue in the context of the promotion of French naval officers (N = 93) in an academy for high‐level executive positions over a 10‐year period. Results indicated that LGD ratings accounted for incremental variance in the prediction of promotion criterion measures, beyond cognitive ability and personality test scores. These results confirm that LGD ratings provide a unique contribution to the prediction of extrinsic career success in high‐level executive positions.  相似文献

In addition to social action campaigns, some youth organizing groups provide formative learning experiences which engage youth in relevant sociopolitical issues through critical approaches. These groups support sociopolitical development (SPD), a self and socially‐oriented process which influences youth personally, politically, and professionally into adulthood. This study explored how youth organizing experiences influenced SPD in the professional domain, applying an empowerment lens. Phenomenologically‐based interviews were conducted with former sexual health education youth organizers and adult program staff. Former youth participants chose socially‐oriented career paths influenced by the group's empowering approach to sexual health education and advocacy. They related meaningful sociopolitical learning experiences (e.g., interpersonal, educational, and civic engagement) to empowerment outcomes (e.g., political efficacy, critical awareness, and participatory behaviors) which informed career decisions. Professionally, participants sought to empower others as the group empowered them, drawing upon youth organizing social and human capital as they worked toward this aim. Combining sociopolitical and empowerment theorizing, the study adds to what is known about how purposefully designed youth organizing experiences support long‐term development outcomes for individuals. Viewed as socially‐oriented career development sites, youth organizing groups build capacity for social change beyond the groups themselves. Implications for youth organizing scholars and practitioners are provided.  相似文献

职业幸福感是国内外学者和管理实践者关注的重要问题, 本文综合资源保存理论、工作要求-资源模型和本土心理资本理论, 构建并检验了本土心理资本对职业幸福感的影响模型。研究一通过访谈、问卷调查等方法研制了信效度较好的问卷, 1566名教师的调查结果表明, 本土心理资本包含事务型心理资本(希望、乐观和坚韧)与人际型心理资本(自谦、感恩、利他、情商/情绪智力和信心/自我效能)。研究二使用2280名教师的有效数据, 通过控制了其他变量影响后进行结构方程建模及交叉验证分析, 结果表明:(1)职业幸福感(工作投入、工作倦怠、离职意愿和工作满意度)的积极情感体验(工作投入)与认知评价(工作满意度)存在增益螺旋过程; (2)心理资本通过能量补充和动机激发双过程促进职业幸福感; (3)人际型心理资本通过一级、二级能量补充与动机激发过程影响职业幸福感; 事务型心理资本也通过一级、二级动机激发过程影响职业幸福感, 但是只通过二级能量补充过程影响职业幸福感。在中国文化背景下, 人际型心理资本对职业幸福感的作用更大。  相似文献

Based on career construction theory, the current research examined the role of career adaptability in Chinese university graduates' job search process (N = 270). Results from a three-wave survey study showed that the four dimension of career adaptability (measured at wave 1) correlated positively with university graduates' job search self-efficacy (measured at wave 2) and their employment status (measured at wave 3). Among graduates who became employed, career adaptability dimensions also predicted positively their person–environment (P–E) fit perceptions (measured at wave 3). The results further showed that with the effects of demographics (gender, age, education level and major) and family background (family economical status and parental education) controlled for, when putting the four dimensions of career adaptability together, career concern and career control served as the strongest predictors for job search self-efficacy, which further mediated the positive effects of these two dimensions on employment status. In addition, career control also had indirect effect on P–E fit through the mediation of job search self-efficacy. Additional analyses using the global indicator of career adaptability also supported this mediation model such that career adaptability significantly predicted employment status and P–E fit, with these relations mediated by job search self-efficacy. These findings carry implications for research on career construction theory, as well as career education and career counseling practices.  相似文献

We developed and tested a model linking developmental experiences to leadership effectiveness and promotability through 2 mediating processes based on social cognitive and social capital theories. We hypothesized that a manager's exposure to 3 types of developmental experiences (formal development programs, developmental job challenges, and developmental supervision) would positively relate to supervisor's assessment of the manager's leadership effectiveness in the current job role and promotability within the organization through the manager's leadership self‐efficacy and size and quality of the manager's mentor network. Results based on a sample of 235 retail managers showed that leadership self‐efficacy and mentor network fully mediated the relationship between job challenges and promotability, whereas leadership self‐efficacy also fully mediated the relationship between job challenges and leadership effectiveness. Developmental supervision was indirectly related to promotability through mentor network. In addition, a 3‐way interaction analysis revealed that participation in formal development activities had a positive indirect relationship with leadership effectiveness and promotability mediated by leadership self‐efficacy when a manager experienced either lower levels of job challenge and developmental supervision, or higher levels of both. Our findings contribute to leadership knowledge by examining how both formal and informal developmental experiences relate to leadership effectiveness and promotability through social processes.  相似文献

This study proposed that leader–member exchange (LMX) might encourage an employee to define job breadth close to or beyond the level of his/her supervisor's expectation (enlargement effect), while simultaneously fostering a reduction in supervisor–subordinate definition discrepancy on job content (congruence effect). Using data from 184 subordinate–supervisor dyads in Taiwan, we examined the relationships among LMX, job definition discrepancy, in‐role/extra‐role behaviour, and performance rating. Results showed that LMX was positively related to employee relative job breadth and the supervisor–subordinate congruence on job content, supporting the existence of enlargement effect and congruence effect. Additionally, employee relative job breadth was positively related to extra‐role behaviour and the congruence on job content was positively related to in‐role behaviour. However, neither in‐role nor extra‐role behaviour was related to performance rating. Theoretical and practical implications are discussed.  相似文献

This study used a career capital framework to compare the relative role of mentoring and three other forms of career capital (human, agentic, and developmental network capital) in predicting career success. Using a three-wave longitudinal design we found that mentoring added value, above and beyond the other forms of career capital, in predicting promotions and advancement expectations. However, although mentoring mattered for career success, it represented just a part of a constellation of career resources that are embedded within individuals and their relationships. The primary aim of this three‐wave 10‐year follow‐up study was to investigate the intra‐individual change trajectories of job‐related affective well‐being among Finnish managers (n= 402). Job‐related affective well‐being as indicated by anxiety, depression, comfort, and enthusiasm was measured in 1996, 1999, and 2006. The characteristics of the trajectories were sought from experienced career disruptions (i.e., periods of unemployment or lay‐offs) and perceived job insecurity. The growth mixture modelling (GMM) revealed altogether three latent trajectories that differed from each other in their mean levels and regard to changes in job‐related affective well‐being over time: (1) high and improving well‐being (n= 347), (2) decreased well‐being (n= 32), and (3) low and improving well‐being (n= 23). The associations between job‐related affective well‐being trajectories and career disruptions depended upon the timing of the career disruptions. In addition, perceived job insecurity is associated with concurrently decreased occupational well‐being. Overall, the results highlighted both typical and untypical development trajectories of job‐related affective well‐being and related career characteristics.  相似文献

This study investigated whether volunteer experience compensates for a gap in employment that occurs either early or late in one's career. Recruiters (n = 82) evaluated resumes of fictitious applicants with either early or late employment gaps, plus one of three types of volunteer experience: career‐related, career‐unrelated, and none. For applicants with an employment gap, resumes with volunteer experience – regardless of its career‐relatedness – were not rated significantly higher than resumes without volunteer experience. Although not statistically significant, resumes with late employment gaps were rated highest when they had career‐related volunteer experience and lowest when they had no volunteer experience. In line with human capital theory, applicants late in their career were rated higher than applicants early in their career.  相似文献

Contemporary attrition/retention frameworks suggest that internal mobility opportunities (e.g., promotions) and external mobility opportunities (i.e., alternative sources of employment) impact turnover decisions. The present study used data collected' from 413 U.S. Air Force enlistees to estimate the joint effects of internal mobility opportunities (i.e., training/career broadening opportunities) and external mobility opportunities (e.g., existing job offers) on reenlistment. Logistic regression analysis revealed that internal and external mobility opportunities had additive effects on the study's attrition criterion. Moderated regressions failed to detect interactive effects among the study's mobility variables. Implications of the findings for turnover frameworks and retention of military personnel are discussed.  相似文献

This study aimed to investigate whether career competencies could enhance an employee's subjective career success in terms of perceived employability and work–home balance via job crafting behaviors. Based on Job Demands‐Resources (JD‐R) Theory, we examined a potential motivational process in which career competencies, as a personal resource, would enhance career success through expansive job crafting. The results showed that job crafting mediated the positive relationship between career competencies and both internal and external perceived employability. In addition, job crafting mediated the positive relationship between career competencies and work–home enrichment. We expected a negative association between job crafting and work–home interference, yet our results indicated that career competencies are indirectly and positively related to work–home interference via job crafting. With our findings, we add to JD‐R Theory by (1) showing that career competencies may be considered a personal resource, (2) empirically examining the role of job crafting in motivational processes, and (3) showing that enhanced subjective career success can be an outcome of motivational processes. Organisations may use these findings to implement developmental HR practices aimed at increasing career competencies and job crafting.  相似文献

This study examined the relationship between cognitive adjustment and expatriates’ performance in the foreign host-country, and the moderating role of psychological capital in this relationship. The expatriates (N?=?1 229; female?=?32%; mean international tenure?=?2.99, SD?=?4.44) completed measures of cognitive adjustments (work and non-work related), psychological capital, job-performance, and organisational culture. Results from the data analysis, using the product least square method, indicate expatriates’ cognitive adjustments (work and non-work related) and psychological capital to singularly predict job performance. Psychological capital partly moderated the relationship between cognitive adjustment (work related) and expatriates’ performance.  相似文献

The current field study took place within a Mexican work setting, consisting of 100 white‐collar employees representing a variety of professional job categories. The study investigated the direct effect of the supervisor–employee relationship (leader–member exchange) quality and group acceptance on employees' propensity to engage in activities beyond their formal work roles (extra‐role behavior). The mediating influences of the employees' job satisfaction level and organizational commitment were also taken into consideration when accounting for extra‐role behavior. Results suggest that relationships Mexican employees share with their supervisor have a direct impact on their extra‐role behavior. Social exchange, key to both extra‐role behavior and leader–member exchange, is proposed as the operating mechanism associating the two constructs. Results also indicate that organizational commitment plays a partial mediating role between leader–member exchange and extra‐role behavior.  相似文献

Drawing on self-discrepancy theory, which posits discomfort when actual selves deviate from ideal or ought selves (Higgins, 1987), we examine the complementary and compounding effects of work–life tradeoffs on self-conscious emotions, life role satisfaction, and spouse/partner work satisfaction. Across multiple samples, we augment and refine extant tradeoff measures to include minor tradeoffs (e.g., limiting networking, missing a family event) in addition to the more frequently researched major tradeoffs (e.g., quitting a job, choosing not to have children) and test their effects. Work compromising tradeoffs (i.e., sacrificing work for family/personal activities) were associated with negative self-conscious emotions and lower levels of job, career, and life satisfaction indirectly through professional self-discrepancy, suggesting that making work compromises for family affects how individuals see themselves as professionals. Family/personal compromising tradeoffs (i.e., sacrificing family/personal activities for work) were associated with negative self-conscious emotions and lower levels of job, career, family, and life satisfaction indirectly through family and professional self-discrepancy, suggesting individuals view their family and professional selves less favorably when they make family/personal compromises for work. Despite negative effects for the employees, our results suggest work tradeoffs are beneficial for spouse/partner work hours and satisfaction.  相似文献
