The present study examined the differentiated relationship between core self-evaluations and affective job attitudes. In previous research, job characteristics were proposed to mediate this relationship. However, the facets of the job characteristics model have not yet been assessed separately. In the present study we tested which job characteristics (i.e., skill variety, task identity, task significance, autonomy, and feedback) mediate the relationship between core self-evaluations and job satisfaction as well as organizational commitment in a sample of 199 employees. Results revealed that core self-evaluations were related to job satisfaction and organizational commitment. Task significance was found to mediate these relationships. These findings are discussed with respect to the level on which people regulate their actions.  相似文献

This study empirically examined the proposition that supervisors' exchange relationships with their own supervisors (i.e., leader-leader exchange, or LLX) are related to their subordinates' work-related outcomes through 3 mechanisms: (a) leaders modeling their LLX to develop and maintain their exchange relationships with their subordinates (i.e., leader-member exchange, or LMX), (b) motivating the team and its members, captured by team and individual empowerment, and (c) facilitating the relationships between LMX and individual outcomes. Analyses of multisource and lagged data from 104 team supervisors and 577 subordinates showed that LMX mediated the positive relationship of LLX on subordinates' individual empowerment. Furthermore, team empowerment and individual empowerment sequentially mediated the positive relationships between LLX and subordinates' job satisfaction and job performance. The authors also found that the indirect relationships of LMX with job satisfaction and job performance via individual empowerment were stronger when LLX was higher. Theoretical and practical implications of these findings are discussed.  相似文献

We examined whether linear or non-linear LMX-job tension relationships existed, and if these effects were consistent across levels of negative (NA) and positive (PA) affect. Results indicated that NA and PA moderated the non-linear LMX-job tension relationship. Specifically, the LMX-job tension association was best depicted by an inverted-U form for high NAs. Tension was highest when LMX was moderate and lowest when LMX was either low or high. Tension increased minimally for low NAs across levels of LMX. For high PAs, the relationship was linear and inverse. Conversely, a U-shaped form best represented the LMX-job tension relationship for low PAs. Implications, strengths and limitations, and directions for future research are discussed.  相似文献

Several quantitative reviews have documented the negative relationships that role stressors have with task performance. Surprisingly, much less attention has been directed at the impact of role stressors on other aspects of job performance, such as organizational citizenship behavior (OCB). The goal of this study was to therefore estimate the overall relationships of role stressors (i.e., role ambiguity, conflict, and overload) with OCB. A meta-analysis of 42 existing studies indicated that role ambiguity and role conflict were negatively related to OCB and that these relationships were moderated by the target of OCB, type of organization, OCB rating source, and publication status. As expected, role conflict had a stronger negative relationship with OCB than it did with task performance. Finally, we found support for a path model in which job satisfaction mediated relationships of role stressors with OCB and for a positive direct relationship between role overload and OCB.  相似文献

Previous findings suggested that the positive relationship between autonomy and learning outcomes (such as improved task performance) only holds up until a certain optimum level of autonomy has been reached. This assumption was investigated in an experimental study where 95 participants had to learn a computer task. During the learning phase, we manipulated autonomy, distinguishing among no, moderate, and full autonomy. The results revealed that, when learning a task, having autonomy is preferred to having no autonomy. However, increases in autonomy beyond a certain level (i.e., full versus moderate autonomy) will not yield additional advantages regarding the motivation to learn and learning outcomes, and may have disadvantages in terms of learning efficiency.  相似文献

This study examined the moderating role of equity sensitivity in determining the relationship between psychological contract breach and employees' attitudes and behaviors. Entitled individuals were expected to have greater increases in negative affect toward their organization and greater decreases in job satisfaction and organizational citizenship behavior than benevolent individuals following a breach of extrinsic outcomes (i.e., pay, benefits). Conversely, benevolents were expected to respond more negatively than their entitled counterparts following a breach of intrinsic outcomes (i.e., autonomy, growth). Results supported most of the study's propositions. Practical implications as well as directions for future research are discussed.  相似文献

In order to test predictions derived from an expectancy theory model developed by Lawler, measures of higher-order need satisfaction, locus of control, and intrinsic motivation were obtained from 252 female assembly line workers. Also, each employee was asked whether or not she wished to volunteer for a job enrichment project. Enriched jobs were described as having greater autonomy, variety, task identity, and feedback than typical assembly line jobs. Both locus of control and intrinsic motivation were found to serve as effective moderators of the relationship between higher-order need satisfaction and volunteering for job enrichment, in that significantly higher negative relationships were obtained for persons high in locus of control and intrinsic motivation than for persons low in these measures. These results are seen as supportive of applicable portions of Lawler's model. Also, implications of the results for placement of individuals in enriched jobs are discussed.  相似文献

Building on an interactionist approach, the present study investigated the moderating role of two task design characteristics, namely task autonomy and feedback from job, in the relationship between dispositional resistance to change and innovative work behaviour. Consistent with a trait activation perspective, it was specifically hypothesized that dispositional resistance to change would have a stronger, positive association with innovative performance when autonomy and feedback were high than when they were low. In a sample of 270 employees from the public sector, task autonomy was found to significantly interact with both composite resistance to change and with three of the four dimensions (routine seeking, short-term thinking, and emotional reaction). Simple slope analyses specifically revealed that individuals high in short-term thinking and emotional reaction exhibited positive relationships with innovative behaviour only in the case of high task autonomy, whereas in the case of low autonomy the relationship was nonsignificant. Furthermore, feedback from job was found to moderate the relationship between overarching dispositional resistance to change, short-term thinking, and emotional reaction, on one hand, and innovative performance, on the other, such that a positive and significant association emerged only in the case of high feedback.  相似文献

本文从社会过渡带和心理过渡带两个方面对"通勤悖论"进行解析,构建了通勤时间影响幸福感的理论模型。通过对广州市白领的追踪调查和多项式回归分析,结果发现:(1)婚姻状态(社会过渡带)具有调节作用,未婚员工通勤时间负向影响生活满意度,已婚员工通勤时间对生活满意度和快乐度有曲线影响;(2)恢复体验(心理过渡带)具有交互效应,心理解脱调节了未婚员工通勤时间与通勤效用的关系,放松体验调节了未婚员工通勤时间与快乐度的关系;(3)已婚员工通勤时间与通勤效用和快乐度的关系受放松体验调节,与生活满意度的关系受心理解脱调节;(4)通勤时间对生活满意度和快乐度的影响,以及婚姻状态和恢复体验的交互效应,以通勤效用为中介;(5)员工在"通勤时间陷阱"(1.75~2.75小时)的效用均衡。结论有助于分析"通勤悖论"的深层原因,对城市管理、企业管理和个人都具有积极启示。  相似文献

Based on organizational support theory, job characteristics model, and self-determination theory, we examined the mechanisms that underlie the relations between organizational factors and ill-being. Specifically, the main purpose of the present study was to demonstrate the mediating role of the psychological needs for autonomy (i.e., the need for individuals to feel volitional and responsible for their own behavior), competence (i.e., the need for individuals to interact effectively with their environment), and relatedness (i.e., the need for individuals to feel connected and accepted by others), in the relationships of perceived organizational support (i.e., the degree to which employees believe that their organization values their contributions and cares about their well-being) and three motivational job characteristics (i.e., task identity, task significance, and work scheduling autonomy) to job anxiety and burnout. This is the first research, to the best of our knowledge, to test for the joint effects of perceived organizational support and motivational job characteristics on job anxiety and burnout through psychological need satisfaction. Four hundred and fifty-seven employees (216 men and 241 women) from different sectors (i.e., industry, trade, crafts) took part in the study. Fifty-seven participants worked in companies with less than 10 employees, 105 in companies with 11–49 employees, 138 in companies with 50–249 employees, 33 in companies with 250–499 employees, and 124 in companies with more than 500 employees. The hypothesized model was tested with structural equation modeling analyses. Results provided support for our hypotheses and revealed that all hypothesized paths were significant. Specifically, our results showed that perceived organizational support and job characteristics were positively related to psychological need satisfaction. In addition, satisfaction of these psychological needs was negatively associated with job anxiety and burnout. Therefore, feelings of autonomy, competence, and relatedness play a central role in the development or reduction of well- and ill-being at work. These results are consistent with previous research in the work context, which has shown that social factors (e.g., autonomy-supportive behaviors) have significant effects on workplace mental health through their influence on psychological need satisfaction. Practical and research implications as well as suggestions for future research are discussed.  相似文献

The main purpose of this study was to investigate whether there is congruence between applicant needs (i.e., motivational orientations) and what is available (i.e., task autonomy) from an organizational perspective based on the fit between needs and supply. The fit between work motivation and task autonomy was examined to see whether it was associated with organizational attraction. This experimental study included two phases. Phase 1 participants consisted of 446 undergraduate students, of whom 228 were recruited to participate in Phase 2. The fit relations between task autonomy and intrinsic motivation and between task control and extrinsic motivation were characterized. Findings indicated that the fit between work motivation and task autonomy was positively associated with organizational attraction. Based on these results, it may be inferred that employers should emphasize job characteristics such as autonomy or control orientations to attract individuals, and focus on the most suitable work motivations for their organizations.  相似文献

Extending research that was based on married adults, we explored associations between romantic relationship satisfaction and depressive symptoms in a sample of 484 emerging adults (ages 18-25) in nonmarital dating relationships. In addition, we investigated whether the relationship characteristics of relationship length, interdependence (i.e., investment size and quality of alternatives) and commitment moderated these associations. Overall, there was a negative association between relationship quality and depressive symptoms that was stronger for emerging adult women than men, echoing findings from married adults. The extent to which relationship characteristics moderated this association generally differed by gender. For men, the negative association between satisfaction and depressive symptoms was moderate to strong in relationships of above-average interdependence, commitment, and length, but it was weak in shorter and less interdependent relationships and nonexistent in relatively uncommitted relationships. In contrast, for women, the association between relationship satisfaction and symptoms was moderate to strong at all levels of interdependence and commitment, although amplified at higher commitment levels. Interestingly, shorter relationship length was associated with a stronger association between satisfaction and depressive symptoms for women. In general, findings suggest the importance of romantic relationship quality to the emotional well being of emerging adults, particularly young women, and highlight gender differences in relationship processes during this life period.  相似文献

This study aimed to explore the relationships among early adolescents’ perceived parental psychological control/autonomy support, self‐trouble, and internalizing problems as well as the potential gender differences in these relationships. Multiple‐group path analysis was performed on the data collected from 1,089 adolescents in Beijing junior high schools. Results revealed that parental psychological control (autonomy support) was associated with adolescents’ more (fewer) internalizing problems, and self‐trouble acted as a mediator in these two relationships. Moreover, only the indirect relationship between parental autonomy support and internalizing problems via self‐trouble was moderated by gender, with girls showing a little stronger indirect effect than boys, and specifically, it was the relationship between autonomy support and self‐trouble that existed gender differences, with girls showing higher coefficient than boys. The relationship between parental psychological control/autonomy support and early adolescents’ internalizing problems was discussed with regard to self‐trouble and gender differences.  相似文献

Immigration can have powerful effects on gender roles and family relationships. In the present study, 102 Pakistani married immigrant women in Canada completed questionnaires on recalled pre-migration, and perceptions of current post-migration, personal autonomy in their family; life satisfaction; living arrangements (i.e., whether with in-laws) in both countries; income and employment in Canada; and their expectations of, and willingness to, immigrate. The women reported significantly higher personal autonomy and life satisfaction while living in Canada relative to Pakistan. Linear regression analyses indicated that living with in-laws was associated with lower life satisfaction in Pakistan but this was fully mediated by autonomy. More autonomy was also related to higher life satisfaction in Canada, but not to living arrangements or any other measured variable. The results suggest that, for these women, immigration was associated with more personal autonomy and life satisfaction, but determinants of women’s autonomy differed in Pakistan and Canada.  相似文献

We propose and test a theoretical model focusing on antecedents and consequences of demographic faultlines. We also posit contingencies that affect overall team dynamics in the context of demographic faultlines, such as the study setting and performance measurement. Using meta-analysis structural equation modeling with a final data set consisting of 311 data points (i.e., k [predictor-criterion relationships]), from 39 studies that were obtained from 36 papers with a total sample size of 24,388 individuals in 4,366 teams, we found that sex and racial diversity increased demographic faultline strength more than did diversity on the attributes of functional background, educational background, age, and tenure. Demographic faultline strength was found to increase task and relationship conflict as well as decrease team cohesion. Furthermore, although demographic faultline strength decreased both team satisfaction and team performance, there was a stronger decrease in team performance than in team satisfaction. The strength of these relationships increased when the study was conducted in the lab rather than in the field. We describe the theoretical and practical implications of these findings for advancing the study of faultlines.  相似文献

This paper reports a meta‐analysis that examines the relationship between leader–member exchange (LMX) relationship quality and a multidimensional model of work performance (task, citizenship, and counterproductive performance). The results show a positive relationship between LMX and task performance (146 samples, ρ = .30) as well as citizenship performance (97 samples, ρ = .34), and negatively with counterproductive performance (19 samples, ρ = ?.24). Of note, there was a positive relationship between LMX and objective task performance (20 samples, ρ = .24). Trust, motivation, empowerment, and job satisfaction mediated the relationship between LMX and task and citizenship performance with trust in the leader having the largest effect. There was no difference due to LMX measurement instrument (e.g., LMX7, LMX‐MDM). Overall, the relationship between LMX and performance was weaker when (a) measures were obtained from a different source or method and (b) LMX was measured by the follower than the leader (with common source‐ and method‐biased effects stronger for leader‐rated LMX quality). Finally, there was evidence for LMX leading to task performance but not for reverse or reciprocal directions of effects.  相似文献

An internal locus of control has benefits for individuals across multiple life domains. Nevertheless, whether it is possible to enhance an individual's internal locus of control has rarely been considered. The authors propose that the presence of job autonomy and skill utilization in work can enhance internal locus of control, both directly and indirectly via job satisfaction. Three waves of data over a four-year period from the Household, Income and Labour Dynamics in Australia Survey (N = 3045) were analyzed. Results showed that job autonomy directly shaped internal locus of control over time, as did job satisfaction. Skill utilization did not play a role in terms of affecting locus of control, and the indirect effects of both job autonomy and skill utilization via job satisfaction were weak. This study suggests the importance of job autonomy in promoting the development of an employee's internal locus of control.  相似文献

Boredom is a prevalent emotion with potential negative consequences. Previous research has associated boredom with outcomes indicating both high and low levels of arousal and activation. In the present study we propose that the situational context is an important factor that may determine whether boredom relates to high versus low arousal/activation reactions. In a correlational (N?=?443) and an experimental study (N?=?120) we focused on the situational factor (perceived) task autonomy, and examined whether it explains when boredom is associated with high versus low arousal affective reactions (i.e., frustration versus depressed affect). Results of both studies indicate that when task autonomy is low, state boredom relates to more frustration than when task autonomy is high. In contrast, some support (i.e., Study 1 only) was found suggesting that when task autonomy is high, state boredom relates to more depressed affect than when task autonomy is low. These findings imply that careful attention is needed for tasks that are relatively boring. In order to reduce frustration caused by such tasks, substantial autonomy should be provided, while monitoring that this does not result in increased depressed affect.  相似文献

The study was designed to interpret previous reports of a relationship between left wing political position and externality on Rotter's (1966) Internal-External (I-E) Scale. I-E items phrased in the first person were associated with a criterion measure of locus of control, and externality on the scale predicted inferior performance in a skill-controlled task. However, political position was related to neither the criterion measure of locus of control nor to successful performance in a skill-controlled task. Thus, there was no evidence that political position was related to locus of control in spite of its relationship with the I-E Scale. There was discussion of implications for the validity of the I-E Scale and for studying relationships between personality and political variables.  相似文献
