This study examined the prediction of job-related attitudes from organizational climate dimensions. Ss were 111 supermarket department managers who returned an anonymous questionnaire which tapped perceptions of the organizational environment (i.e., climate) along 11 dimensions and also contained measures of job satisfaction, propensity to leave, and job-related anxiety. Each attitude variable was regressed on the 11 climate dimensions with use of stepwise multiple regression. The dimension of “Organizational clarity” emerged as the most significant predictor for each of the three outcome variables, a finding that is congruent with previous research in the area of role ambiguity. The dimension of “Performance-reward dependence” contributed significantly to the prediction of job satisfaction and propensity to leave, but not to the prediction of job-related anxiety. This is consistent with theories linking dissatisfaction and turnover with unsatisfactory reward systems.  相似文献

However, these emotional demands were seldom measured in a direct manner. It was only recently that emotional demands were included in studies on burnout referring to the concept of emotion work (emotional labor). Emotion work is defined as the requirement to display organizationally desired emotions. A multi-dimensional concept of emotion work was used to analyze the relations of emotion work variables with organizational and social variables and their joint effect on burnout in five samples including employees working in children's homes, kindergartens, hotels, banks and call centers. Emotion work variables correlated with organizational stressors and resources. However, hierarchical multiple regression showed a unique contribution of emotion work variables in the prediction of burnout. Moreover, the analysis of interaction effects of emotional dissonance and organizational and social stressors showed that for service professionals, the coincidence of these stressors led to exaggerated levels of emotional exhaustion and depersonalization.  相似文献

The current investigation, studying the burnout among oncology nurses, was guided by the Demand Control Support model (Karasek & Theorell, 1990). However, in accordance with scholars claiming for a context-specificity in occupational stress research, we first conducted 3 semi-structured focus groups to identify the specific sources of demands, control and support experienced by oncology nurses. The scale established from this analysis, (as well the other study variables), had been answered by 144 oncology nurses. Factorial analyses revealed 4 latent factors: “job demands”, “patient demands”, “support” and “control”. Then, hierarchical regression analyses indicated that job demands, control and support predicted significant proportions of burnout, in particular emotional exhaustion. We also observed a moderator effect of social support. Furthermore, the situation-specific stressors, that is, those relating to difficult relationships with patients, made significant contributions to burnout, supporting the claim of augmenting the components of the Demand Control Support model with stressors that are more situation- specific.  相似文献

本文基于资源保存理论,考察职场中颜值影响工作幸福感的机制及边界,对1079份配对数据的多项式层级回归分析发现:颜值对工作幸福感有倒U型的影响,颜值中等偏上(6.88)的员工有最强的工作幸福感;不同职场类型中颜值的影响效应存在差异,在高要求-高控制的职场中,颜值对工作幸福感的曲线效应最强;分配公平感在上述影响路径和交互效应起中介作用。结论对人力资源管理和面孔吸引力理论具有积极贡献。  相似文献

This meta‐analysis examined the relationship between emotional dissonance and burnout. We collected 57 independent samples that included self‐report measures of emotional dissonance and emotional exhaustion from 16,165 employees. As predicted, a reliable relationship (r = .34) between the two variables was found, indicating that employees who “fake” their emotions at work also suffer from emotional exhaustion, a key component of job burnout. Moderation analyses indicate that effect sizes strengthen as an increasing function of publication year, and are strongest in police work, compared with other service job types. As predicted from a gender role perspective, effect sizes are more pronounced as the percentage of women increases in a sample. Results suggest that emotional dissonance may be added to the growing list of job stressors that lead to emotional exhaustion.  相似文献

We found support for several hypotheses linking work practices to employee outcomes: reducing biomechanical workload is associated with decreased burnout via perceptions that job demands are less threatening; lower demands are associated with higher job satisfaction primarily through decreases in burnout; employers who include employees in decision making processes have employees with lower levels of burnout and higher satisfaction; and having a disability management program is associated with having employees who report less job-related burnout. This study demonstrates the importance of programs that increase perceived organizational support and the importance of job design strategies that take into account physical workload.  相似文献

采用间隔六个月的三波纵向设计,对国内263名企业员工的工作倦怠、工作要求、工作资源进行测量,探讨中国文化背景下企业员工工作环境的动态变化和倦怠体验的相互影响及其作用机制。研究结果表明,控制基线水平后,工作要求增量正向影响工作倦怠增量,工作资源增量负向影响工作倦怠增量;而工作倦怠增量进一步对员工所处的微工作环境产生一定的负面影响,导致工作要求进一步增加,工作资源进一步降低,因此易形成“工作环境恶化→工作倦怠加剧→工作环境进一步恶化”的恶性因果关系回路。  相似文献

This study examines 3 theoretical arguments explaining employees' sense of control: (a) The choice process hypothesis stipulates that employees' sense of control is a consequence of their choice processes and perceived choice size; (b) the empowerment hypothesis proposes that sense of control results from the empowerment role of social and organizational support which endorse and authorize employees' job activities; and (c) the buffering hypothesis indicates that a successful management of job-related stressors is the key to greater sense of control, and that social support plays a role in buffering the potential negative influences of job-related stressors. An assessment of the hypotheses over a sample of 1,585 hospital employees in Korea provided overall support for the choice process hypothesis and partial support for both the empowerment and the buffering hypotheses. We discuss some practical and cross-cultural research implications of the findings.  相似文献

Abstract

The relationship between work and home-based stressors in predicting burnout symptoms was examined amongst 120 drug and alcohol service employees. Staff who reported high levels of burnout on the Maslach Burnout Inventory across all three scales of Emotional Exhaustion, Depersonalization and Personal Accomplishment were compared with a sample of low burnout employees. High burnout was associated with younger age, larger agency size, high levels of total work stressors, work overload, and daily hassles and a lower level of peer cohesion. Regression analyses revealed that male gender, younger age, work overload, role ambiguity and daily hassles were significant predictors of Emotional Exhaustion. Younger age was also a significant predictor of Depersonalization. Marked differences were found in the way in which males and females responded to work and non-work stressors and the interaction between these variables. For women, a significant interaction was found between total work stressors and home-based stressors in the prediction of Emotional Exhaustion and a trend in this direction was evident for Depersonalization. Low levels of home problems appeared to protect women from the adverse impact of work stressors. The burnout levels of women were relatively unaffected by work stressors, unless home stressors were also high. The level of daily hassles had a direct effect upon symptoms of Emotional Exhaustion, but did not interact with work stressors in predicting Emotional Exhaustion for women. Burnout levels of male employees on Emotional Exhaustion and Depersonalization scales were strongly linked to the level of work stressors and were not predicted by total home stressors nor the interaction between these variables. Symptoms of Emotional Exhaustion in males were predicted by severity of daily hassles, but this variable did not interact with work stressors in predicting Emotional Exhaustion.  相似文献

Burnout has been defined as a condition in which individuals are left exhausted by a long‐term confrontation with unmanageable job stressors. The question of whether burnout reflects anything other than depressive responses to unresolvable stress remains an object of debate. In this 911‐participant study (83% female; mean age: 42.36), we further addressed the issue of burnout‐depression overlap. Burnout was assessed with the exhaustion subscale of the Maslach Burnout Inventory‐General Survey (MBI ‐GS ) and depression with the PHQ ‐8. The relationships of burnout and depression with three job‐related variables – illegitimate work tasks, work‐nonwork interference, and job satisfaction – and three “context‐free” variables – social support, general health status, and trait anxiety – were examined. Burnout and depression were found to be strongly correlated, to cluster together, and to exhibit overlapping nomological networks. Remarkably, the average correlations of burnout and depression with job‐related variables were almost identical. A principal component analysis and a principal axis factor analysis both showed that the items of the MBI ‐GS and of the PHQ ‐8 loaded on a single dimension. All in all, our findings are consistent with the view that burnout is a depressive condition. The distinction between burnout and depression may be an instance of the jangle fallacy.  相似文献

This study examines the relationship between involvement in a job-related communication network and organizational commitment. The findings indicate a complex relationship that is moderated by the degree of job involvement. For employees who are not involved in their jobs, involvement in the job-related communication network functions to foster commitment to the organization. Two major conclusions are drawn: (1) the impact of involvement in communication networks on employee attitudes and behaviors may occur only for individuals with certain characteristics; and (2) previous studies that have reported main effects for individual variables on organizational commitment may need reinterpretation in light of the disordinal interaction obtained here. The possibility that different commitment processes operate for different kinds of employees is explored, with special emphasis on those employees for whom communication is a potent factor in determining attitudes. Implications for future research on the relationship between communication network involvement and other employee responses are discussed.  相似文献

Recent studies of job burnout in numerous work settings, as well as studies showing discrepancies between the real and ideal work functions of school psychologists, share the possible interpretation that they involve role conflict as a contributing factor. In 1971, Lyons demonstrated significant relationships between role clarity and job-related tension, propensity to leave, satisfaction and turnover in a sample of nursers. These correlations were particularly strong for nurses high in need for clarity. The present study tested the generality of some of Lyons' findings in a sample of school psychologists. Job-related tension and propensity to leave the job were more highly correlated for those psychologists high in need for clarity than for those who were low. Correlations between other variables were also similar to Lyons' results, including the low relationships of propensity to leave and tension with need for clarity. Neither tension nor propensity to leave were related to organizational size or to respondent characteristics (age, sex, tenure, etc.). The involvement of conflicting expectations and individual variables in creating and responding to role strain are discussed.  相似文献

The term "burnout" represents a significant perspective on how people respond to their work, but the attention paid to this phenomenon has largely been clinical and often anecdotal. In this article, the authors seek to expand the analysis of burnout in ways that permit comparative analysis, especially in large populations. This study specifically addresses three questions. First, does a paper-and-pencil instrument isolate domains of burnout that are relatively consistent between people-intensive work and the broader range of activities found in a commercial enterprise? Second, can we develop phases of progressive burnout? Third, can we test the efficacy of the burnout phases by searching for regularities in a panel of 22 variables commonly thought to tap the important facets of the work site? The author's analysis shows that we can answer these three central questions affirmatively, though occasionally with complex and potentially significant qualifications. The results of the analysis provide further evidence of the usefulness of a convenient instrument for measuring burnout and also suggest that behavioral scientists will find valuable a phase model that distinguishes regular and robust covariation by using a panel of variables thought to tap the important aspects of organizational life.  相似文献

The religio-cultural community of minority ethnic migrants can strongly affect post-migration adaptation. Whilst religion itself may influence resilience, the social support network it provides may also play a role. Extant literature on resilience and migrant communities has largely focused on refugees whilst the experience of younger voluntary migrants and second-generation immigrants, who may experience “acculturative stress”, has been overlooked. This study examines 18–25 year old diasporic and post-diasporic Ismaili Muslim youth in Australia. Of the 11 youth respondents, five were Australian-born/raised (“post-diasporic”) and six were recent immigrants (“diasporic”). Five community leaders were also interviewed for triangulation. Respondents were obtained using purposive and convenience sampling in two Australian cities. Results demonstrate how faith engagement and civic participation were utilised in developing resilience when facing mental health stressors encountered during the migratory and acculturative processes.  相似文献

This study assesses the Oswald Clergy Burnout Scale (OCBI), the psychometric properties of which have not been previously described. Analysis of responses from a large number (N?=?3,012) of ministers in charge of Australian congregations showed that the scale’s internal reliability was satisfactory, and that the scale could be represented by two factors, identified, respectively, as the personal and social aspects of burnout. This structure was supported by confirmatory factor analysis. Several demographic and job-related variables that might relate to burnout were regressed on the total, personal and social factor scores. Age is the predominant (negative) predictor of burnout as measured by the total scale and the personal factor scores. All variables predict burnout as measured by the social factor. However, in all models, the predictor variables account for no more than 5% of the total variance. These findings suggest that demographic factors and working conditions are poor predictors of burnout among clergy.  相似文献

Past empirical evidence has suggested that a positive supervisor feedback environment may enhance employees' organizational citizenship behavior (OCB). In this study, we aim to extend previous research by proposing and testing an integrative model that examines the mediating processes underlying the relationship between supervisor feedback environment and employee OCB. Data were collected from 259 subordinate-supervisor dyads across a variety of organizations in Taiwan. We used structural equation modeling to test our hypotheses. The results demonstrated that supervisor feedback environment influenced employees' OCB indirectly through (1) both positive affective-cognition and positive attitude (i.e., person-organization fit and organizational commitment), and (2) both negative affective-cognition and negative attitude (i.e., role stressors and job burnout). Theoretical and practical implications are discussed.  相似文献

In line with the “Work environment hypothesis,” role stressors have been proposed as important antecedents of bullying in the workplace. Only a few longitudinal studies on the relationship between role stressors and bullying exist, however, and earlier studies have largely been cross‐sectional. The aim of the present prospective study was to determine whether role stressors at baseline predict new cases of workplace bullying at follow‐up. A total of 2,835 Norwegian employees participated at both baseline and follow‐up, with an interval of two years between the measurements. The study supports the hypotheses that role ambiguity and role conflict, independently, contribute to subsequent new reports of workplace bullying. However, there was a weak reverse effect: reporting being bullied at work at baseline predicted reporting increased levels of role ambiguity and role conflict at follow‐up. Even though the results may indicate a circular relationship between the variables at hand, the weak reverse relationship seems to have little practical impact compared to the stronger relationship from role stressors to bullying. Hence, the results mainly support the hypotheses stating that role ambiguity and role conflict, independently, predict subsequent exposure to workplace bullying.  相似文献

The present study aims to extend the scope of understanding on the relationships between environmental factors and burnout symptoms by targeting and including more extensive occupational demanding variables related to therapist burnout. The present study includes not only common occupational stressors (e.g., working hours, role overload and role conflict) but also variables reflecting the quality of relationship with clients (e.g., case load and negative clientele) that have not been dealt with before in meta‐analytic studies. A meta‐analysis was conducted on 27 original studies published from the year 2006 to 2018. The findings showed that, among environmental factors, role overload had the most significant positive correlations with exhaustion. In addition, negative clientele had the most significant positive correlations with depersonalisation and reduced accomplishment. Furthermore, caseload and low income had relatively weak relations with therapist burnout. Based on these results, implications and limitations of the study are discussed.  相似文献

Nongovernmental organizations (NGOs) serve Iraqis living in Jordan as “guests.” In 2008, 258 Jordanian humanitarian staff and Iraqi volunteers working for NGOs completed a needs assessment survey. Work characteristics, stressors, and support variables were evaluated regarding their influence on depression, anxiety, post-traumatic stress disorder (PTSD), and burnout through multivariate logistic regressions. There was a significant difference in depression, anxiety, and burnout across nationality. Traumatic exposure increased the risk for anxiety, depression, and PTSD. Working longer in the humanitarian sector was associated with less risk of anxiety and depression, and lower social support was a risk for anxiety. Managers were at higher risk for burnout, and low team cohesion was a risk for burnout. Implications for aid organizations are discussed.  相似文献
