This article reports on a series of meta-analyses into the criterion validity of general menatl ability (GMA) and specific cognitive ability tests for predicting job performance ratings and training success in the European Community (EC). Meta-analyses were computed on a large EC database examining the operational validity of GMA and other specific cognitive abilities, including verbal, numerical, spatial-mechanical, perceptual and memory ( N ranged from 946 to 16,065) across 10 EC member countries. The results showed that tests of GMA and specific cognitive ability are very good predictors of job performance and training success across the EC. Evidence for the international validity generalization of GMA and specific cognitive abilities was presented. The results for the EC meta-analyses showed a larger operational validity than previous meta-analyses in the U.S. for predicting job performance. For training success, the European and American results are very similar. Implications for the international generalizability of GMA test validities, practical use of cognitive ability tests for personnel selection, and directions for future research are discussed.  相似文献

Job and organizational changes have promoted the importance of social skill at work, yet research in this area has been limited. The authors investigated the interaction between social skill and general mental ability (GMA) in the explanation of job performance and salary, controlling for personality and demographic characteristics. The results indicated that the relationships between social skill and job performance were stronger among workers high than low in GMA. In a similar manner. the relationships between GMA and job performance were stronger among workers high than low in social skill. The interaction on salary indicated that increases in social skill (or GMA) for high-GMA (or social skill) individuals were associated with higher salary levels. It is interesting, however, that increases in social skill (or GMA) for those low in GMA (or social skill) contributed to lower salaries. Implications of these results and directions for future research are discussed.  相似文献

The nested-factors model is a well-established structural model of cognitive abilities in cognitive ability research but has not yet been used to investigate the role of cognitive abilities in job performance. Core assumptions of the nested-factors model are that a broad general mental ability (GMA) exists besides narrower abilities and that this GMA differs from the narrower cognitive abilities in breadth but not in subordination. The authors of this article propose that a recently emerging statistical technique—relative importance analysis—corresponds to the assumptions of the nested-factors model. To empirically study the implications of using the nested-factors model, the authors applied relative importance analysis to a meta-analytic matrix linking measures of 7 narrower cognitive abilities from an established ability taxonomy (Thurstone's primary mental abilities), GMA, and job performance. Results revealed that GMA accounted for 10.9% to 28.6% of the total variance explained in job performance and that GMA was not consistently the most important predictor. The discussion focuses on potential theoretical, methodological, and practical implications of the nested-factors model for personnel psychology.  相似文献

A meta‐analysis on the validity of tests of general mental ability (GMA) and specific cognitive abilities for predicting job performance and training success in the UK was conducted. An extensive literature search resulted in a database of 283 independent samples with job performance as the criterion (N=13,262), and 223 with training success as the criterion (N=75,311). Primary studies were also coded by occupational group, resulting in seven main groups (clerical, engineer, professional, driver, operator, manager, and sales), and by type of specific ability test (verbal, numerical, perceptual, and spatial). Results indicate that GMA and specific ability tests are valid predictors of both job performance and training success, with operational validities in the magnitude of .5–.6. Minor differences between these UK findings and previous US meta‐analyses are reported. As expected, operational validities were moderated by occupational group, with occupational families possessing greater job complexity demonstrating higher operational validities between cognitive tests and job performance and training success. Implications for the practical use of tests of GMA and specific cognitive abilities in the context of UK selection practices are discussed in conclusion.  相似文献

There has been controversy over the years about whether specific mental abilities increment validity for predicting performance above and beyond the validity for general mental ability (GMA). Despite its appeal, specific aptitude theory has received only sporadic empirical support. Using more exact statistical and measurement methods and a larger data set than previous studies, this study provides further evidence that specific aptitude theory is not tenable with regard to training performance. Across 10 jobs, differential weighting of specific aptitudes and specific aptitude tests were found not to improve the prediction of training performance over the validity of GMA. Implications of this finding for training research and practice are discussed.  相似文献

Political skill is the capacity to understand others in working life effectively, and to apply such knowledge to induce others to act in ways that add to one's personal or organizational goals. The present investigation reported the results of 2 studies designed to examine the job performance prediction effectiveness of political skill when investigated in conjunction with general mental ability (GMA) and personality characteristics. The results demonstrated that political skill accounted for a significant proportion of job performance variance beyond GMA and personality variables cross‐sectionally in Study 1, and predictively (i.e., using a 1‐year timeframe) in Study 2 examining effects on multiple dimensions of job performance. The implications of these results, strengths, limitations, and directions for future research are discussed.  相似文献

This article reviews the evidence on General Mental Ability (GMA) and cognitive ability tests in connection with employment in the European Community (EC). Five themes are reviewed: prevalence, applicant reactions, testing standards, criterion validity, and recent advances. The first section shows that GMA and cognitive ability tests are used more often in Europe than in America. The second section, regarding applicant reactions, shows that the studies carried out in the EC have shown that there are no differences between Europe and America. The third section shows that there is an initiative to harmonize the standards used across the European countries. In the fourth section, we report on a validity generalization study carried out using the primary studies conducted in Great Britain and Spain. The results showed that GMA and cognitive tests are valid predictors of job performance and training success in both countries and they generalize validity across occupations. Furthermore, the size of the observed validity estimates is similar to those found in the American meta-analyses. Finally, two recent advances are mentioned: the British "Project B" and the use of virtual reality technology for predicting job performance.  相似文献

A comprehensive meta-analysis of the validity of general mental ability (GMA) measures across 12 occupational categories in the European Community (EC) is presented. GMA measures showed that there is validity generalization and large operational validities for job performance and training success in 11 occupational groups. Results also showed that job complexity moderated the magnitude of the operational validity of GMA tests across three levels of job complexity: low, medium, and high. In general, results were similar to those found in the United States, although the European findings showed a slightly larger magnitude of operational validity in some cases. The positive relationship between complexity of work and the validity of general mental ability (GMA) measures across a variety of occupations is well supported by research and provides important practical and theoretical support for cognitive ability measures. However, there is currently no research demonstrating a systematic relationship between the size of the validities of any personality measure and the personality requirements of jobs, thus leaving open to question the predictive and construct validity of personality measures for applicant selection. We compared the validities of two biodata measures – one scored to measure social competence and one to measure GMA – across six job families that varied in social requirements. The validity of the GMA measure generalized at approximately the same level across the job families while the validity of the social competence measure decreased as social requirements diminished.  相似文献

This study extends previous research by examining the incremental validity of a specific aptitude, perceptual speed and accuracy (PS), when it is operationalized as both the number correct (NC) and the number wrong (NW). We test the hypotheses that the NC on the PS test predicts the criterion of task performance and the NW predicts (negatively) rules compliance (RC). Based on the responses of 133 warehouse workers, hierarchical regression analyses supported both hypotheses. After controlling for respondents' demographic characteristics (race, gender, and age) and general mental ability (GMA), the NC on the PS test accounted for incremental validity in prediction of task performance (Δ R = .06, 15% increase), and the NW on the PS test accounted for substantial incremental validity in prediction of (lack of) RC (Δ R = .16, 73% increase). In addition, after controlling for demographic characteristics and both GMA and the specific ability, Conscientiousness accounted for unique validity in prediction of both task performance (Δ R = .07, 15% increase) and RC (Δ R = .06, 16% increase). Practical and theoretical implications for selection practices and models of job performance are discussed.  相似文献

The present study investigates the relationship between individual differences, indicated by personality (FFM) and general mental ability (GMA), and job performance applying two different methods of correction for range restriction. The results, derived by analyzing meta-analytic correlations, show that the more accurate method of correcting for indirect range restriction increased the operational validity of individual differences in predicting job performance and that this increase primarily was due to general mental ability being a stronger predictor than any of the personality traits. The estimates for single traits can be applied in practice to maximize prediction of job performance. Further, differences in the relative importance of general mental ability in relation to overall personality assessment methods was substantive and the estimates provided enables practitioners to perform a correct utility analysis of their overall selection procedure.  相似文献

In employment selection, general mental ability (GMA) tests predict training and job performance but also lead to subgroup differences which in turn can produce adverse impact against minority groups. Although researchers have explored genetic, developmental, and environmental explanations for ethnic group differences, few studies have explored socio-cultural factors comparing immigrant and non-immigrant job applicants. Given that many ethnic job applicants may also be immigrants, understanding these factors can provide insight into GMA test score differences. The purpose of this paper is to explore the impact of individual and socio-cultural factors on GMA test scores with immigrant and non-immigrant bus driver applicants. This is the first study of its kind to our knowledge that has attempted to disentangle the effects of socio-cultural factors from race/ethnicity in the study of subgroup differences. Incorporating these variables between non-visible minority and minority groups accounted for considerable variance in GMA test scores across groups. The implications of focusing on socio-cultural variables to enhance our understanding of subgroup differences are discussed. Our results specifically suggest that practitioners attend to the issue of the intersecting grounds of potential discrimination when using GMA tests in personnel selection.  相似文献

The validity‐adverse impact tradeoff associated with the relationships among general mental ability (GMA), ethnicity, and employee performance represents one of the most pressing concerns in organizational staffing. We conducted 4 studies with 273 bank employees and 197 university students designed to assess the extent to which executive attention (EA) and GMA predict simulation performance and supervisory ratings of performance. We also assess the extent to which measures of EA and GMA are associated with subgroup differences. Results indicate that, like GMA, EA positively predicts managerial simulation and supervisory ratings of performance. In addition, although reaching statistical significance in only 1 of our 4 studies, EA was generally associated with smaller subgroup differences than GMA, and meta‐analysis across our samples supports this reduced subgroup difference. Moreover, advantages of EA tend to increase as studies move from the laboratory with undergraduate students to a concurrent validation organizational setting with employees. We discuss implications for a theory‐based view of cognitive ability in employee selection and implications for managerial practice.  相似文献

This study examined the relative weight that hiring managers place on applicants' attractiveness, general mental ability (GMA), and the Big Five personality dimensions in assessing employment suitability for high and low customer contact positions. A sample of 130 managers from 43 hotel properties in the United States and Canada evaluated applicant profiles that varied on these dimensions. The policy capturing results demonstrated that attractiveness does impact employment suitability ratings across positions. However, attractiveness is valued less than GMA and conscientiousness. The attractiveness weight was greater in the evaluation of high customer contact positions, suggesting that attractiveness may be perceived as more job‐relevant for positions where employees interact extensively with people outside the organization. These findings are discussed along with implications for practice and future research attention.  相似文献

General Mental Ability (GMA) has empirical evidence supporting it as a strong predictor of job performance. However, there are agreements and disagreements about the role of GMA in Industrial, Work, and Organizational (IWO) psychology. Some embrace it enthusiastically; some tolerate it; some spend their entire careers looking for ways to minimize the effects of GMA in personnel selection; and, finally, some revile and loath the very concept. The reasons for the divergence vary, and in this special issue of Human Performance we brought together leading IWO psychologists and researchers to discuss the potential role of GMA in personnel selection. In this summary, we synthesize, around eight themes, the main points of agreement and disagreements across the contributing authors. The major themes and questions are: (a) predictive value of GMA for real-life outcomes and work behaviors, (b) predictive value of GMA versus specific abilities, (c) the consequences of the criterion problem for GMA validities, (d) is utility evidence for GMA convincing?, (e) are the negative reactions to GMA tests a result of group differences?, (f) is theoretical knowledge of GMA adequate?, (g) is there promise in new methods of testing for GMA?, and (h) what is the current status of non-GMA predictors as substitutes or supplements to GMA?  相似文献

According to career construction theory, continuous adaptation to the work environment is crucial to achieve work and career success. In this study, we examined the relative importance of career adaptability for job performance ratings using an experimental policy-capturing design. Employees (N = 135) from different vocational backgrounds rated the overall job performance of fictitious employees in 40 scenarios based on information about their career adaptability, mental ability, conscientiousness, and job complexity. We used multilevel modeling to investigate the relative importance of each factor. Consistent with expectations, career adaptability positively predicted job performance ratings, and this effect was relatively smaller than the effects of conscientiousness and mental ability. Job complexity did not moderate the effect of career adaptability on job performance ratings, suggesting that career adaptability predicts job performance ratings in high-, medium-, and low-complexity jobs. Consistent with previous research, the effect of mental ability on job performance ratings was stronger in high- compared to low-complexity jobs. Overall, our findings provide initial evidence for the predictive validity of employees' career adaptability with regard to other people's ratings of job performance.  相似文献

A meta‐analysis into the operational validity of general mental ability (GMA) measures in Germany is presented. The meta‐analysis addresses the question whether findings of US and European meta‐analyses are generalizable to Germany given the differences in the education systems of these countries. The high level of differentiation in the German educational system is expected to enhance the homogeneity of applicant pools resulting in a low level of variability in predictor scores which reduces the observed GMA–performance relationships. Our analysis is based on 54 independent German articles and unpublished reports. Results indicated an operational validity of ρ=.467 for training success (k=90; N=11,969) and ρ=.534 for job performance (k=9; N=746). Moderator analyses showed that job complexity and the year of publication are relevant moderator variables, with lower job complexity levels and older studies being associated with higher operational validities. Findings suggest that overall German operational validities are comparable with findings in the United States or other European countries. However, for training success operational GMA validities are slightly lower in Germany compared with US or European meta‐analyses.  相似文献

This study proposed a model in which employee general mental ability (GMA) and conscientiousness are linked to work–family conflict and enrichment through their relationship with occupational prestige and coping styles. We evaluated this model in a sample of 709 working adults from the National Survey of Midlife Development II in the United States. Results indicate that, through occupational prestige and subsequent psychological job demands and financial well-being, GMA was related to work-to-family conflict (WFC) and family-to-work conflict (FWC). GMA was also related to work-to-family enrichment (WFE) but not family-to-work enrichment (FWE) through occupational prestige and autonomy. In contrast, conscientiousness did not influence work–family outcomes through occupational prestige. Additionally, GMA and conscientiousness were both related to WFE/FWE through problem coping, whereas conscientiousness was related to FWC through avoidance coping. Examining the relative effects of GMA and conscientiousness, we found that the indirect effects of GMA through occupational prestige were stronger than those of conscientiousness, whereas the indirect effects of conscientiousness through problem coping were stronger than those of GMA. We discuss our findings in terms of the mechanisms through which stable individual differences may exert influences on work–family outcomes.  相似文献

We examined gender differences in supervisor ratings of overall job performance and 37 performance dimensions. Based on data from a large, diverse sample of managers (= 3,367) and nonmanagers (= 9,670), we found that gender had only minimal effects on ratings for a small number of specific job performance dimensions. This was generally true regardless of whether the job performance dimension was more agentic or communal in nature, whether the job was a managerial or a nonmanagerial position, and regardless of the proportion of men or women that traditionally occupy a specific job. Overall, our results are more consistent with the gender similarities hypothesis than the agency/communion paradigm, role congruity theory, and the lack of fit model. Previous research on the relationship between self‐monitoring and job performance has neglected the role of tenure even though both theory and preliminary evidences suggest that job incumbents' tenure should be a strong moderator. The current study investigates the role of organizational tenure on the relationship between self‐monitoring and job performance (number of new contracts sold) in a sample of sales insurance agents. Consistent with expectations, tenure moderates the relationship between self‐monitoring and job performance, i.e., self‐monitoring is positively correlated with job performance for job incumbents with less tenure but not for those with more tenure. We propose that the relationship between self‐monitoring and job performance depends on the job incumbents' ability and opportunity to control the cues available to those who interact with and/or appraise the performance of the job incumbent.  相似文献
