Although the positive psychology tradition emphasizes the importance of a balanced approach regarding individual strengths and weaknesses, there is no valid instrument to measure these phenomena in organizations. The purpose of the present studies is to develop and validate an instrument that measures four dimensions, namely perceived organizational support (POS) for strengths use, POS for deficit correction, strengths use behaviour, and deficit correction behaviour. In study 1 and 2, the Strengths Use and Deficit COrrection (SUDCO) questionnaire was developed and tested for its factor structure, reliability, and convergent and criterion validity in two samples of South African employees (N = 338 and N = 361, respectively). In study 3, the convergent and criterion validity of the SUDCO were examined in a sample of Dutch engineers (N = 133). Results indicated that the intended dimensions of strengths use and deficit correction can be measured reliably with 24 items and showed convergent validity. Moreover, POS for strengths use and strengths use behaviour correlated positively with self- and manager-ratings of job performance, supporting the criterion validity of these scales. As expected, POS for deficit correction and deficit correction behaviour were unrelated to the performance ratings.  相似文献

The goal of criterion development in Project A was to construct multiple measures of the major components of job performance such that the total performance domain for a representative sample of the population of entry-level enlisted positions in the U.S. Army was covered. These measures were to be used as criteria against which to validate both experimental and existing predictors of job performance. The initial model specified that performance is multidimensional within two major categories of dimensions designated as organization-wide and job specific. The development strategy involved describing the total domain of job content via extensive task analyses and critical incident analyses, generating the critical performance dimensions that constitute it, constructing measures for each dimension, and evaluating each measure using expert judgment and field test data. The specific measures developed consisted of rating scales, tests of job knowledge, hands-on job samples, and archival records. The major steps in the job analyses, content sampling, instrument construction, and instrument evaluation are described, and the final array of criterion measures is presented.  相似文献

Claims Examiners are critical for the profitability of large insurance companies. Mistakes in hiring these people can result in improperly processed claims and/or turnover, and this yields negative financial consequences for the company. This paper describes research evaluating the validity of selection procedures for the position of claims examiner at Blue Cross and Blue Shield of Oklahoma. A job analysis indicated that both cognitive skills and personal abilities are necessary for successful performance as a claims examiner. The job analysis also indicated that both subjective and objective criterion measures reflect important aspects of job performance. The criterion data included nine supervisory ratings, employee nominations, average percent of performance, absences, disciplinary actions, and sick leave. In a concurrent validation strategy, we tested a sample of experienced incumbents (N=50) using four cognitive ability tests (Basic Skills Tests: BST) and two measures of personality (Hogan Personality Inventory and PROFILE). Scales from two personality inventories were combined to form the Claims Examiner Inventory (CEI). Scores from the CEI and three of the four cognitive tests correlated significantly with the average percent of performance and six of the supervisory ratings, including the average supervisory rating. In addition to the cognitive measures, the personality measure contributed significantly to the prediction of percent of performance achieved with R=.64. These results are consistent with other research findings that support the use of both personality and cognitive measures as predictors of job performance.  相似文献

How a general factor of personality (GFP) correlated with employment screening measures in an applied setting was examined. Participants were 540 adult insurance sales job applicants who completed scales from two personality measures, the five scales from the Survey of Work Styles (SWS), an intelligence measure, and a social desirability scale. A joint factor analysis of the personality questionnaires produced four first order factors. A single GFP was also extracted. Strong correlations were found between some of the personality factors and the SWS scales. Strong significant correlations were found between the GFP and three of the four personality factors with social desirability. Neither the GFP nor the personality factors correlated significantly with cognitive abilities.  相似文献

This study investigated the extent to which employee satisfaction is related to two broad emotional traits, Positive Affect (PA) and Negative Affect (NA). Eighty-two employees at Southern Methodist University completed trait NA and PA scales as part of their participation in a comprehensive health and fitness project. From 9 to 39 months later (mean interval = 27 months), subjects were retested on these temperament scales and also completed job change and satisfaction measures. Trait PA and NA were not only significantly correlated with several aspects of concurrent employee satisfaction, but also predicted some facets of job satisfaction that were assessed an average of over 2 years later. Finally, hierarchical multiple regression analyses indicated that emotional temperament, major job changes, and occupational quality variables each made independent contributions to the prediction of job satisfaction. These data, together with those from previous studies, demonstrate that job satisfaction can be usefully viewed in the context of the more general emotional lives of employees.  相似文献

This paper reviews theory and past research concerning nonlinear relationships between personality tests and job performance. We compare linear and nonlinear regression models for each of the 32 Occupational Personality Questionnaire (OPQ32i) scales using job performance as the criterion variable. We evaluate linear, quadratic, and cubic relationships between personality and job performance by calculating changes in RR) between the linear and nonlinear models. We use 3 decision rules of varying levels for ΔR and divide a large sample randomly into 2 samples to cross‐validate any nonlinear effects found. Few scales exhibited nonlinearity and the magnitude of the departures from linearity were small.  相似文献

A substantial amount of research has been conducted on the performance appraisal feedback interview. The purpose of the present field study was to see whether employee involvement in the development of rating scales used in the feedback interview affected ratees' perceptions of the interview. Behaviorally anchored rating scales (BARS) were developed for five job families in a midwestem hospital. A participation group consisted of employees from each of the job families who were involved in all phases of BARS construction. A nonparticipation group involved an equal number of employees from each of the job families who were not involved in the BARS development. The results showed that participation in BARS construction led to favorable perceptions regarding the performance appraisal interview process as well as positive outcomes.  相似文献

James et al. (2005) reported an estimate of criterion-related validity (corrected only for dichotomization of criteria) of r = .44 across 11 conditional reasoning test of aggression (CRT-Aggression) validity studies. This meta-analysis incorporated a total sample size more than twice that of James et al. Our comparable validity estimate for CRT-Aggression scales predicting counterproductive work behaviors was r = .16. Validity for the current, commercially marketed test version (CRT-A) was lower (r = .10). These validity estimates increased somewhat (into the .24–.26 range) if studies using dichotomous criteria with low base rates were excluded from the meta-analysis. CRT-Aggression scales were correlated r = .14 with measures of job performance. As we differed with James et al. in some of our coding decisions, we reran all analyses using James et al.'s coding decisions and arrived at extremely similar results.  相似文献

Interpretive research methods were used to gather and interpret employees'unstructured, written expressions of satisfying and dissatisfying job experiences. Clinical judgments were made of the categories of meaning and the overall affect expressed in the written passages. The judgments and interpretations then were correlated with both traditional, positivist, self-report satisfaction scales and objective measures of work behavior. It was found that the language employees used to describe their job experiences converged significantly with the structured satisfaction measures and work behaviors. The results provide evidence for the construct validity of some traditional methods for assessing job satisfaction. Strengths and weaknesses of interpretive and positivist approaches to job satisfaction measurement are discussed.  相似文献

The correlations between each of five predictors and supervisory ratings of job effectiveness were not significantly different from zero. On the basis of the job analysis that preceded the validation study, the author concluded that the low correlations between each of the five predictors and the criterion were not due to problems inherent in either the tests or the performance appraisal instrument. Rather, it was hypothesized that the low correlations were a result of rating errors made by supervisors. The results of an eight hour training program (Latham, Wexley, and Pursell, 1975) designed to minimize rating errors supported this hypothesis. Four of the five predictors correlated significantly with the performance ratings that were conducted after the supervisors had received the training.  相似文献

Theory and research note the ubiquity of multiplex workplace friendships—multifaceted relationships that superimpose friendship with work‐focused interactions—but it is unclear how they compel or hinder job performance. In a study of insurance company employees (n = 168), we found that the number of multiplex workplace friendships in one's social network is positively associated with supervisor ratings of job performance. However, we also found that there is a negative indirect effect on job performance through emotional exhaustion, which is offset, in part, through enhanced positive affect. Results of a second study of restaurant and retail sales employees (n = 182) provide greater insight into the positive and negative effects of multiplex workplace friendships. Specifically, these relationships enhanced job performance through trust but detracted from job performance through maintenance difficulty. Collectively, our results illustrate that having a large number of multiplex friendships at work is a mixed blessing. Although the provision and restoration of resources fostered by multiplex relationships benefits employee job performance, these benefits are muted somewhat by the personal resources they deplete.  相似文献

This study examined the relationship between lateness, absenteeism, and overall job performance among nursing home employees. We addressed four issues: (a) agreement between subordinate and superior in their ratings, (b) the stability of rated lateness and rated absenteeism over 6 months, (c) the correlation between ratings of lateness and absenteeism assigned by the worker to himself or herself and the corresponding ratings from supervisors, and (d) the relationship of rated lateness and rated absenteeism to impressions of overall job performance. Neither attendance nor punctuality showed inter‐rater agreement between the worker and his/her supervisor on either of the two occasions. Ratings of attendance were not stable across time for either the subordinate (r=.16) or the supervisor (r=.04), but punctuality ratings showed moderate temporal stability over 6 months for both subordinate (r=.59) and supervisor (r=. 41) impressions. On the first administration of the rating form, attendance and punctuality were not significantly correlated to each other in either the workers' self‐ratings (r=.17) nor the supervisors' ratings of the workers (r=.08). On the second administration, however, these two facets were moderately correlated with each other in both workers' (r=.54) and supervisors' (r=. 39) impressions of employee behavior. Compared with attendance, punctuality was somewhat more highly correlated with impressions of overall job performance from the perspective of the worker herself/himself as well as the supervisor.  相似文献

Forced-choice (FC) personality scales are purported to predict criteria such as counterproductive work behavior (CWB) incrementally beyond conventional personality measures in pre-employment testing situations. Unfortunately, the research upon which FC tests’ claims of superiority are founded, relies upon undergraduate participants in highly artificial scenarios. Moreover, the possible predictive advantages of FC personality scales with regards to important contextual performance (CP; Borman & Motowidlo, 1993) criteria have not been investigated. We used a sample of call center employees to investigate the incremental validity of a FC personality scale over a conventional personality scale (and vice versa) with CP measures, and CWB, as criteria. Our FC and conventional personality measures were highly correlated, but each still offered unique predictive value with regards to CP or CWB. Thus, contrary to past research with student samples, in field settings FC personality scales may not be clearly superior to conventional personality scales. Moreover, contrary to widespread concern that FC measures’ predictiveness is attributable to their overlap with general mental ability, the unique predictive value of our FC measure remained even when variance due to general mental ability was statistically controlled.  相似文献

The predictive validity of General Aptitude Test Battery and Sixteen Personality Factor Questionnaire scores were compared to standard training ratings made by vocational instructors against the criterion of work performance measured by the Minnesota Satisfactoriness Scales for a sample of 106 employees with severe handicaps. The psychometric test variables were not correlated with the criterion; however, the training ratings were consistently predictive of the job satisfactoriness scores. These results suggest that the employment potential of job applicants with disabilities can be assessed more accurately using situational training ratings, as opposed to standardized psychometric test scores.  相似文献

Although the importance of work autonomy is widely recognized, research on autonomy has been criticized for failing to examine important facets of autonomy. In response to this criticism, Breaugh (1985) developed a new instrument which measures method, scheduling, and criteria autonomy. This paper presents the results of two studies that examined the validity of Breaugh's work autonomy scales and investigated whether employee reports of autonomy were related to autonomy ratings of their jobs made by independent sources. The results of these two studies generally support the validity of the work autonomy scales. For example, as predicted, full-time employees reported having more work autonomy than part-time employees, and the three autonomy scales were found to be related to a number of other variables with which they should be correlated. A moderate degree of correspondence was found between employee self-reports of autonomy and autonomy ratings of their jobs made by job analysts, supervisors, and co-workers.  相似文献

In a field study with 295 factory employees, three hypotheses were tested: (1) Procedural injustice at work is correlated negatively with job satisfaction and psychosomatic well‐being. (2) The perception of procedural injustice depends on the person's chronic justice sensitivity. (3) Justice sensitivity moderates the correlation of procedural injustice with satisfaction and well‐being, the correlation becoming larger with increasing justice sensitivity. Procedural injustice was defined as the discrepancy between desired (ought) and perceived (is) procedures. Justice sensitivity and procedural fairness according to Leventhal's criteria (consistency, nonpartiality, accuracy, correctability, representativeness) and one additional criterion (open information) were measured via questionnaire. Job satisfaction, number of sick days during the last six months and number of days a person felt sick at work during the last six months served as indicators of psychosomatic well‐being. The first and second hypotheses were supported by the data. Partial support was also obtained for the third hypothesis: Justice sensitivity moderated the correlation of procedural unfairness with (a) the number of days the person felt sick at work and (b) the sum of this variable with the number of sick days. Using six studies based on 23,823 individuals in diverse settings, we developed and validated a personality measure of Work Drive—a disposition to work long hours and extend oneself for one's job. The factor structure was confirmed in four settings. Work Drive was related to job performance showing incremental validity beyond cognitive aptitude and Big Five personality traits in five validation studies. It predicted academic performance at six different grade levels, even beyond Big Five traits. Construct validity was examined via work values, job involvement, normal personality scales, satisfaction measures, and cognitive ability. Little adverse impact was found. Occupational groups differed on Work Drive. Overall validity and areas of application were discussed.  相似文献
