This study examined the fairness reactions to 10 personnel selection methods in a sample of Italian students. University students (N=137) were asked to rate the favorability of these selection procedures and then to evaluate them on eight procedural justice dimensions. Work‐sample tests were the most favorably rated of the selection methods, followed by résumés, written ability tests, interviews and personal references. Graphology was perceived negatively. Opportunity to perform and the perceived face validity of selection procedures were the strongest procedural justice dimensions for predicting the process favorability ratings. The results of this study are compared with those from similar studies conducted in other countries. Similar results have been found in the various countries where such research has been conducted to date.  相似文献

In two studies, based on four samples and more than 600 participants, the authors examined applicant reactions, criterion and incremental validity, and differential prediction of emotional intelligence (EI) in personnel selection using the Mayer–Salovey–Caruso Emotional Intelligence Test. The first study examined applicant reactions in terms of face validity and fairness evaluation of the EI test. The second study examined across three samples (salespeople, front‐desk public employees, and hospital chief executive officers) the criterion validity, incremental validity, and differential prediction of EI. Results suggest that the EI test is perceived as a fair selection tool, and is predictive of performance. The EI test has incremental validity over cognitive abilities and personality (big five) when predicting subjective and objective performance criteria. Based on these results, the authors encourage further research on the use of EI in selection settings.  相似文献

These studies examine employees’ emotional reactions to performance feedback from their supervisors as well as subsequent effects on attitudes and (intentions to show) affect‐driven work behaviors (counterproductive behavior, turnover, citizenship, and affective commitment). A pre‐study (N= 72) illustrates that employees regularly receive performance feedback from supervisors and that this feedback elicits different positive and negative emotions. Next, a scenario experiment (Study 1) comparing the effects of positive/negative feedback given in public/private was conducted, with a student sample (N= 240) and a sample of working adults (N= 107). In both samples, feedback has an impact on emotions and subsequently on work attitudes and behavioral intentions. The results from the scenario experiment were validated in a survey study (Study 2) among employees of a for‐profit research firm (N= 86) who reported on recalled emotions and work behaviors after receiving performance feedback during appraisals. Again, different types of feedback relate to different emotions. In turn, these emotions were related to subsequent work behaviors and attitudes. Together, these studies show that feedback affects recipients’ emotions and that such emotional reactions mediate the relationship between feedback and counterproductive behavior, turnover intentions, citizenship, and affective commitment. Ces travaux abordent les réactions émotives des salariés suite au feedback sur leurs performances en provenance de leur supérieur, ainsi que l’impact sur les attitudes et, au niveau des intentions, sur les conduites professionnelles soumises aux affects (comportements contre‐productifs, démissions, citoyenneté et implication affective). Une préenquête (N= 72) a montré que les salariés reçoivent régulièrement des informations sur leurs résultats de la part de leur supérieur et que cette situation provoque des émotions à la fois positives et négatives. Ensuite, une expérience (Etude n° 1) comparant les conséquences d’un feedback positif ou négatif exprimé en public ou en privé a été menée à bien sur un échantillon d’étudiants (N= 240) et sur un échantillon de travailleurs (N= 107). Dans les deux cas, la rétroaction avait des retombées sur les émotions et par suite sur les attitudes professionnelles et les intentions comportementales. Les conclusions de cette expérience ont été confirmées lors d’une enquête (Etude n? 2) réalisées auprès de salariés d’une société commerciale qui décrirent leurs émotions et leurs comportements professionnels à l’issue d’une rétroaction sur leur performance lors d’une évaluation. Comme prévu, les différentes sortes de feedback sont en relation avec des émotions différentes; puis ces émotions provoquent des attitudes et des conduites professionnelles spécifiques. Au total, ces travaux montrent que le feedback affecte les émotions des individus concernés et que ces réactions émotives s’insèrent dans la relation entre la rétroaction et les comportements contre‐productifs, les projets de démission, la citoyenneté et l’implication affective.  相似文献

The stability and replicability of the Five‐Factor model of personality across samples and testing purposes remain a significant issue in personnel selection and assessment. The present study explores the stability of a new Greek Big Five personality measure (TPQue) across different samples in order to explore the suitability of the measure in personnel selection and assessment. The factor structure of the measure across three samples (students, employees, and job applicants) is examined. The results of exploratory and confirmatory factor analyses show that the five‐factor structure remains intact for the students’, the applicants’ and the employees’ samples – contrary to previous studies – with all the sub‐scales of the personality measure (TPQue) loading on the intended factors. Furthermore, congruence coefficients between the samples justify the stability of the model in the working settings.  相似文献

If people are differentially motivated on the basis of individual differences, this implies important practical consequences with respect to staffing decisions and the selection of the right motivational techniques for managers. In two different samples (students facing graduation vs full‐time employees), the relationships between personality traits and the preference for job characteristics concerning either extrinsic (job environment) or intrinsic job features (work itself) were investigated. Two personality traits [openness to experience and core self‐evaluations (CSE)] were consistently found to be positively related to the preference concerning work characteristics, and CSE showed incremental validity with regard to intrinsic work motivation factors (e.g., experienced meaningfulness, autonomy). Furthermore, age was differentially linked to those job characteristics. The results are discussed with regards to the optimal Person–Job Fit and the practical utility of the personality constructs.  相似文献

Previous studies have demonstrated a linear relationship between self‐control and emotional and behavioural problems. However, some scholars have assumed that both under‐control and over‐control may result in undesired problems, which implies a U‐shaped relationship between them. This issue was reexamined in three Chinese samples in the present study. Self‐report measures that conceptually assessed self‐control and emotional (i.e. depression and negative emotion) and behavioural (i.e. rule‐breaking behaviour, aggression and counterproductive work behaviour) problems were administered to adolescents (N = 885), university students (N = 671) and employees (N = 500). Results of piecewise linear regression show that there were significant quadratic effects of self‐control on emotional and behavioural problems in adolescents and on behavioural problems in employees, but no significant U‐shaped associations between them were found. Implications for future studies are discussed.  相似文献

This paper describes the development of a theoretically-based substance abuse scale to be used for personnel selection. Twenty-eight studies were conducted to validate the predictor. A meta-analysis was conducted using all 28 of the studies (N = 4,118). The mean validity coefficients for bare bones and fully corrected analyses were .25 and .43, respectively. The studies were analyzed according to the type of subject (students, applicants, employees), method used to collect the criteria (self-report, not self-report), and job relevance of the criteria (job-related, not job-related). The method used to collect the criteria was a moderating variable: mean validity coefficients for studies using self-report and nonself-report criteria were .64 and .33, respectively.  相似文献

Une recherche récente qui portait sur les fondements caractériels de la satisfaction au travail s’est focalisée sur le rapport entre la satisfaction professionnelle observée et le noyau central des autoévaluations (CSE). Cette étude s’est occupée d’une part de la relation entre la variance‐trait de la satisfaction au travail et le CSE et d’autre part de la structure des variables CSE. En faisant le choix d’un modèle de mesure longitudinal, nous avons d’abord recherché si le CSE était suffisamment stable, cela à partir d’une analyse secondaire de quatre périodes successives. Les résultats montrent une forte stabilité du CSE (.87 sur deux ans). Nous avons ensuite opéré une scission état‐trait de la satisfaction professionnelle de façon à dissocier la variance‐trait de la satisfaction au travail de la variance instable. Le facteur stable de satisfaction professionnelle fut mis en rapport, par régression, avec les variables CSE, en utilisant plusieurs modèles de CSE (une sommation, un facteur latent ou un concept global). D’après les résultats, il vaut mieux traiter les variables CSE comme une sommation, et cette série rend compte de presque toute la variance stable de la satisfaction professionnelle (84%). En outre, seuls l’affectivité négative et le locus of control interne avaient un impact significatif, alors que l’estime de soi et l’efficience personnelle n’en avaient pas. On conclut que la conception actuelle du CSE comme concept supraordonné englobant quatre dimensions est défendable, mais trop générale pour les recherches sur la satisfaction professionnelle; il est plus satisfaisant et suffisant d’analyser à la fois l’affectivité négative et le locus of control. Recent research that looked into the dispositional base of job satisfaction focused on relating observed job satisfaction to core self‐evaluations (CSE). This study was concerned with (a) the relation between the trait variance of job satisfaction and CSE and (b) the structure of the CSE‐variables. Using a longitudinal measurement model in a secondary analysis of four waves of a longitudinal study we first tested whether CSE are sufficiently stable over time. Results indicate a high stability of CSE (.87 across 2 years). We then performed a state‐trait decomposition of job satisfaction in order to separate trait variance of job satisfaction from changing variance. The stable job satisfaction factor was regressed on CSE‐variables, using different models of CSE (a collective set, a latent factor, or an aggregate concept). Results were in favor of treating the CSE‐variables as a collective set, and this set explained almost all stable variance of job satisfaction (84%). Moreover, only negative affectivity and internal locus of control had a significant impact, whereas self‐esteem and self‐efficacy had not. It is concluded that current conceptualisations of CSE as a superordinate concept underlying its four dimensions is possible but overly broad in job satisfaction research; collective consideration of LOC and NA is better and sufficient.  相似文献

Les comportements contre‐productifs (CPB) sont des comportements déviants de salariés qui violent les normes et les valeurs de l’organisation et nuisent à la fois à l’entreprise et à son personnel. Il est montré, dans cet article, que des réactions négatives de la part de l’entourage professionnel peuvent avoir un effet de contrôle normatif et contrecarrer les CPB. On a posé l’hypothèse que le contrôle normatif formel perçu (c’est‐à‐dire les réactions de la hiérarchie envers les CPB) et le contrôle normatif informel perçu (c’est‐à‐dire les réactions des collègues envers les CPB) médiatisaient l’effet du nombre de personnes présentes au travail sur la fréquence d’apparition des CPB. 155 salariés ont répondu à un questionnaire d’auto‐évaluation. Les résultats confirmèrent que le contrôle normatif formel de la hiérarchie médiatisait significativement l’effet de la taille de l’équipe sur les CPB, mais aucun effet médiateur n’est apparu en ce qui concerne le contrôle normatif informel des collègues. Counterproductive behaviors (CPBs) are employee deviant behaviors that violate the norms and values of organisations, and bring harm to both the company and its employees. This paper examined how negative reactions as a normative control from other employees may reduce CPB. It was hypothesised that perceived formal normative control (i.e. supervisor's reactions towards CPB) and perceived informal normative control (i.e. colleagues’ reactions towards CPB) mediated the effect of the number of staff at the workplace on the prevalence of CPB. One hundred and fifty‐five employees participated in this self‐report questionnaire study. Results showed that supervisor's formal normative control significantly mediated the effect of staff size at the workplace on CPB, but the mediating effect was not found for colleagues’ informal normative control.  相似文献

Vu la pertinence de la personnalité proactive et du comportement proactif pour l’efficacité des individus, des équipes et des organisations dans un environnement de plus en plus multiculturel, cette étude a examiné l’unidimensionnalité des formes abrégées de l’Echelle de Personnalité Proactive (PPS) de Bateman & Crant (1993) sur des données ni américaines, ni britanniques. L’unidimensionnalité des PPS à 10, 6, 5 et 4 items a été mise à l’épreuve grâce à une analyse factorielle et à une analyse de fidélité interne sur des échantillons indépendants provenant de trois pays: la Belgique (N= 822), la Finlande (N= 100) et l’Espagne (N= 100). Les résultats montrent que les versions de 4 et 5 items ne présentent aucune fidélité interne en Belgique, en Finlande et en Espagne, tandis que les deux autres formes abrégées sont satisfaisantes. L’analyse factorielle confirme qu’un modèle à facteur unique est une solution quasi optimale pour la PPS à 10 items. La PPS à 6 items mesure la personnalité proactive avec une fidélité interne cohérente à partir d’un facteur unique. Le score total sur l’échelle a été calculé par l’addition des scores sur les 6 items. On a obtenu sur un autre échantillon belge (N= 499) une corrélation des plus satisfaisantes (r= .92) entre la PPS de 6 items et la version originelle de 17 items. Given the relevance of proactive personality and proactive behavior for effectiveness of individuals, teams, and organisations in an increasingly multicultural context, this study investigated the unidimensionality of abbreviated forms of the Proactive Personality Scale (PPS; Bateman & Crant, 1993 ) beyond American and British data. The unidimensionality of the 10‐item, the 6‐item, the 5‐item, and the 4‐item PPS was tested through internal reliability analysis and factor analysis across independent samples in three countries (Belgium, N= 822; Finland, N= 100; Spain, N= 100). The results showed that the 5‐item and the 4‐item versions were not internally reliable in Belgium, Finland, and Spain, while the two other abbreviated forms of the PPS were. Factor analysis showed that a one‐factor solution for the 10‐item PPS was a sub‐optimal solution. The 6‐item PPS, however, measured the proactive personality in an internally consistent manner and through a single factor. The total score on the scale was calculated by adding up scores on the six items. In a separate Belgian sample (N= 499), correlations of the 6‐item PPS with the original 17‐item PPS proved satisfactory with r= .92.  相似文献

This study examines applicant reactions to ten popular selection methods in China. Using a sample of 294 graduates we found that Chinese applicants’ reactions were highly favorable for work sample tests, interviews, and written ability tests, whereas Guanxi (i.e., relying on personal contacts when applying for a job) and graphology were perceived as the least favorable selection methods. Guanxi was also perceived as significantly less fair method compared with all others on all seven procedural dimensions studied. These findings suggest that Guanxi as an informal selection channel might threaten the fairness of personnel selection in China. Implications for the design of selection systems in Chinese companies are discussed, and ramifications for future research into applicant reactions are considered.  相似文献

The study aimed to determine if an applicant's personality type is associated with his/her reactions (fairness perceptions, face validity perceptions, and predictive validity perceptions) to the selection process. The participants (N = 258) were real‐life applicants for admission to a vocational school. A person‐centered approach was applied to find subgroups with similar personality profiles. Latent profile analysis found four personality types: Resilient (45%), Overcontrolled (13%), Undercontrolled (10%), and Bohemian (32%). The Resilient and Bohemian personality types had more favorable perceptions of test fairness than the Overcontrolled type. Personality type did not affect face validity or predictive validity perceptions. The results suggest that personality (type) could be included in applicant reactions models and in analyses investigating the antecedents of applicant reactions.  相似文献

In four studies, applicants’ (N = 478) organizational attractiveness perceptions and recommendation intentions following selection outcomes were measured. In three field studies, actual applicants’ perceptions were measured in authentic, high‐stakes application contexts, both preprocedure and postoutcome. A fourth, hypothetical, study was added to increase internal validity. Consistent positive relationships between procedural fairness and reactions were found. Further, attributional style moderated the distributive fairness–attractiveness relationship in the field studies, but not in the laboratory study. In general, optimistically attributing applicants reported higher organization attraction than less optimistic individuals when the outcome was perceived as fair, but lower attraction when the outcome was perceived as unfair. For recommendation intentions, results were less consistent. Implications for future research and practice are discussed.  相似文献

This study examined fairness reactions to 10 selection methods in a sample of 240 Romanian employees. The results showed that Romanian employees rated work samples, interviews, written ability tests, and resumes as favorable, but graphology, ethnicity, and personal contacts as unfavorable. Perceived predictive validity was identified as the strongest predictor of process favorability ratings. Implications for research and practice are discussed.  相似文献

The current study explored the differences in applicant reactions to various selection methods in the United States and in Vietnam, an emerging economy that has been generally ignored in the selection and assessment literatures. College students (n = 376) from the United States and Vietnam rated the favorability of 10 selection methods and indicated the bases for their reactions on eight process fairness dimensions. Results showed that interviews and work sample tests were perceived most favorably, while personal contacts and graphology were perceived least favorably in both countries. Face validity of the selection methods was found to be the strongest predictor of process favorability in both countries. In addition, the results indicated substantial differences between the two countries in terms of the perceived interpersonal warmth of selection methods and a perceived employer's right to obtain information using the selection methods. Implications of the findings for multinational corporations and future research directions are discussed.  相似文献

The aim of this study was to examine the relation of the Big Five personality factors to two self‐concept variables of growing importance in creativity literature: creative self‐efficacy (CSE) and creative personal identity (CPI). The analysis, conducted on a large (N = 2674, 49.6% women) and varied‐in‐age (15–59 years old) nationwide sample of Poles, using the structural equation model, demonstrated that personality factors are responsible for 23% of CSE and 21% of CPI variances. CSE and CPI were associated with all five personality dimensions: positively with Openness to Experience, Extraversion and Conscientiousness, negatively with Neuroticism and Agreeableness. The separate analyses conducted on men and women showed the differences among the predictors of CSE and CPI. Although Openness to Experience, Conscientiousness, and Neuroticism predicted CSE among both men and women, Extraversion was positively and Agreeableness negatively related to women's CSE. Conscientiousness was positively related to CPI only among men, and Agreeableness was negatively related to it only among women. Extraversion, Neuroticism, and Openness predicted CPI in the same manner among men and women.  相似文献

This article presents results from two samples of applicants (total N = 368) for general practitioner posts in the United Kingdom. The roles of job relatedness and self‐efficacy in fairness perceptions were explored, with data gathered at two time points: immediately after testing and one month later following outcome (pass/fail) feedback. Overall, results indicated that in two samples, job relatedness perceptions measured at the time of testing predicted fairness perceptions measured following outcome feedback. In addition, the stage in the selection process (shortlisting vs. assessment center) was important in determining the extent to which job relatedness perceptions predicted fairness. Findings also suggest that self‐efficacy may be a predictor, rather than an outcome variable, in applicant fairness perceptions in this high‐stakes setting. Results are discussed in relation to their practical and theoretical implications.  相似文献

The present study explored the effects of 2 variables, affirmative action (AA) attitude and gender, on reactions to 3 test score use (TSU) methods: top‐down selection. banding with random selection, and banding with preferences. In a study of 94 upper‐division and graduate business students, AA attitude was associated with different reactions to TSU methods in terms of fairness and organizational attractiveness. Moreover, women with negative AA attitudes and men rated banding with preferences lower than the other two methods, but women with positive AA attitudes did not Results are discussed in terms of applicant reactions models, implications for organizations and future research.  相似文献

Tests of cognitive ability play a major role in the selection of students. Still, data regarding the fairness of standardized tests in Germany is scarce. We use three samples (N = 2,616; 58% women) from German universities to investigate the sex‐specific differential prediction of college performance based on intelligence tests. The predictive bias we find is small and in line with US‐American research. The direction of the effect depends on the cognitive ability domain investigated: Numeric test scores are prone to disadvantage women whereas verbal test scores are more likely to discriminate against men. Including high school grade point average in the prediction model can help to offset differential prediction that underestimates women's academic achievement.  相似文献

Although there is a growing applicant reactions literature, relatively little work has addressed the role of personality in applicant perceptions. Using a sample of actual law enforcement applicants (N=120), we studied the relationship between Big Five personality measured before a written test and applicants' post‐test fairness perceptions, perceptions of themselves, and perceptions of the hiring organization. Personality was related to applicant perceptions after controlling for gender and test score. Personality also accounted for significant variance in self‐perceptions and perceptions of the hiring organization beyond that accounted for by fairness perceptions. Neuroticism and agreeableness were the most consistent predictors of applicant perceptions. Our discussion focuses on the consideration of individual differences in applicant reactions research.  相似文献
