The goals of this study consist, on the one hand, to verify the relationship between psychological empowerment and behavioural empowerment, and on the other hand, to verify whether employees’ empowerment may be positively influenced by different components of work climate, including job enrichment, role clarity, coworker support, leaders’ empowering practices, top management's empowering practices, and resources accessibility. This study also aims to test the mediating role of psychological empowerment in the relationships between the components of work climate and employees’ behavioural empowerment. The data were collected from 227 employees without managerial responsibilities. Results showed that psychological empowerment may intervene as a mediator between some work climate components (job enrichment, role clarity, and coworker support) and employees’ behavioural empowerment. The theoretical and practical implications of these results are discussed.  相似文献

以往对领导授权行为的研究大都以领导为中心, 探讨领导授权行为的有效性。随着追随理论的兴起, 越来越多的研究强调从员工视角探讨领导有效性。期望在组织管理中扮演重要角色, 员工授权期望是指员工形成的有关组织中的领导在权力授予方面应尽职责与义务的规范性认知。在系统梳理员工授权期望概念与测量的基础上, 分别从角色设定理论、领导分类理论、期望落差理论梳理了员工授权期望的作用效果与研究结论, 最后从基于内隐领导理论的变量测量、相关理论的机制探讨、追随理论的模型扩展、期望管理的前因探索等方面提出了未来研究的展望。  相似文献

Using an organizational culture framework, this case study examines the critical preconditions necessary for employee empowerment and highlights how the multiple cultures within one public bureaucracy differently impacted their implementation. SERVE, a large human service organization, initiated an employee empowerment program that contradicted and thus collided with many elements of its overall organizational culture. Despite the best intentions of the organizational leaders, upper management support, and opportunities for participatory decision making, the organization could not foster the critical preconditions needed for employee empowerment. Leaders had difficulty expanding the employees' power and promoting member inclusion. Concurrently, most employees rejected these new opportunities for control and distrusted the leader's intentions. Yet, despite the widespread rejection of these empowerment initiatives, most employees described their work lives as empowering. The role the local site subculture played in promoting employee empowerment is examined. We discuss how a localized (vs. system-wide) empowerment endeavor may be a more appropriate and feasible focus for public bureaucracies seeking to initiate greater staff empowerment. Particular attention is paid to the interaction between individuals and their environments, and how this interaction affects the empowerment process.  相似文献

在数字化经济迅速发展的时代, 领导者授权行为是一种激励员工的重要措施。然而, 以往关于领导者授权行为有效性的研究存在不一致发现。为了更深入地探讨领导者授权行为对员工的影响, 基于资源保存理论, 系统地构建了领导者授权行为对员工的“双刃剑”影响机制。具体而言, 第一, 基于资源视角, 将授权视为领导者为员工提供的资源, 深入分析领导者授权行为产生的“赋能”过程机制和“负担”过程机制, 并提出员工的调节定向是影响“双刃剑”机制的边界条件; 第二, 从动态角度看待领导者授权行为, 探讨领导者每日授权行为和领导者授权行为的日波动对员工的“双刃剑”影响机制; 第三, 从动态角度看待领导者授权行为所发生的组织情景。探讨相对动态的情景, 即工作事件, 对领导者授权行为“双刃剑”机制的影响。通过结合静态和动态的双重视角, 系统地探讨了领导者授权行为对员工的“双刃剑”影响机制, 具有一定的理论和实践意义。  相似文献

For about thirty years now, an increasingly large number of robust and incontestable experimental findings have been arguing for the idea that, under certain conditions, interaction promotes the acquisition of cognitive skills, a phenomenon that cannot be clarified by multiplying the number of experiments. To progress, we must have tools designed for studying interaction as it actually affects the interlocutors. This means starting from the "surface" level of interactive dynamics and, step-by-step, constructing the stages of the interaction. This is the aim of interlocutory logic. We use it here to interpret the interlocutory behavior of a child conversing with another child as they solve an arithmetic problem, and to show that the dyadic cosolving process facilitates the acquisition of proportionality. The intersubjective processes that modify cognitions across situations are identified.  相似文献

The Cohen-Mansfield Agitation Inventory (CMAI) evaluates the frequency of 29 difficult behaviors over a two-weeks period. The psychometric properties of the French version of the CMAI are known but the factorial structure of this instrument in residents of long-term care facilities remains to be confirmed. The French version of the CMAI was completed for 373 adults (114 men and 259 women) aged 60 years or older and residing in long-term care facilities. The results of a confirmatory factor analysis assessing the overall fit of a three-factors model reveal a poor fit to the data. The results of an exploratory factor analysis support a three-factors solution (physically aggressive agitation, verbal agitation, and physically nonaggressive agitation) explaining 43.8% of the variance. This solution is similar to those identified in previous studies conducted with the same population and different versions of the CMAI. The implications of these results are discussed.  相似文献

聚焦于顾客授权行为这一概念, 以自我决定理论为基础, 分别引入基于组织的自尊作为中介变量和职业中心性作为调节变量, 探讨了顾客授权行为对一线服务员工职业成长的影响机制和作用边界。通过一项三阶段的时间滞后研究设计, 获取了245份有效样本, 结果显示: (1)顾客授权行为对员工职业成长具有显著的正向影响; (2)基于组织的自尊在顾客授权行为与员工职业成长之间起着部分中介作用; (3)职业中心性对顾客授权行为与基于组织的自尊的作用关系具有正向调节作用: 当员工职业中心性水平较高时, 顾客授权行为对基于组织的自尊的正向影响更强; (4)职业中心性进一步调节顾客授权行为通过基于组织的自尊对职业成长的间接影响: 当员工职业中心性水平较高时, 顾客授权行为通过基于组织的自尊对职业成长的正向效应会增强。  相似文献

Employees’ innovative work behaviour can help firms’ competitiveness. Existing research focuses on several factors, including HR policies, psychological empowerment as well as manager and co-worker support, to explain innovative work behaviour. However, much of this literature analyses just one of these, neglecting how they interact and limiting our understanding of the causes of innovative work behaviour. Synthesizing this work, we develop a novel and holistic framework that examines 1) how high-involvement HR systems are linked via the mediating role of psychological empowerment to innovative work behaviour and 2) how both manager and co-worker support moderate this relationship. Analysing software companies in Pakistan, we use hierarchical linear modelling to assess this framework. We draw on a unique dataset that captures HR policies at the organizational level as well as management and co-worker support, and supervisors’ assessments of individuals’ innovative work behaviour at the individual level. We analyse specific groups of HR practices. Psychological empowerment mediates the relationship between high-involvement HR systems and employees’ innovative work behaviour. Manager and co-worker support moderate the relationship between psychological empowerment and innovative work behaviour. Motivation-enhancing HR practices have a direct effect on innovative work behaviour, whereas ability- and opportunity-enhancing ones are mediated by psychological empowerment.  相似文献

This exploratory case study provides empirical support for three critical assumptions of empowerment theory. Many empowerment theorists have argued that empowerment takes on multiple forms across people, is contextually embedded, and shifts over time (Rappaport, 1984; Zimmerman, 1990, 1995). To better understand the implications of these assumptions for empowerment theory and the research and intervention methods we employ, the empowerment experiences of 49 employees within a large human service delivery organization were explored. A method well suited to investigate empowerment's assumptions of multiplicity and dynamism—a constructivist approach to inquiry—was employed. Content analyses of interview and observational data revealed that the process of empowerment may be more complex than originally conceived. Not only did multiple meanings and desires for empowerment emerge across employees and between employees and leaders, but several shifting ecologies impacted the employees' lives, causing the employees' empowerment experiences to fluctuate. Empowerment emerged as a dynamic, highly individualistic, contextually layered process. Multiple forms, contexts, and dynamics that influenced employee empowerment are described. Implications of these findings for empowerment research and intervention are discussed.  相似文献

The psychometric properties of the new short version of the work–family enrichment scale were tested on two underrepresented samples: (1) Māori employees, the indigenous people of New Zealand and (2) Sri Lankan employees. Both groups have not been well explored in the work–family field. We examine the measurement properties of the short measure for work–family and family–work enrichment and using structural equation modeling, investigate its associations with toward emotional exhaustion and stress (sample 1 n = 215) and emotional exhaustion and cynicism (sample 2 n = 143). Results support the new measure and provide initial evidence of the beneficial impact of work and family roles in underexplored populations. This highlights greater universality and cross‐cultural validation.  相似文献

The study presented in this paper investigate the role of job ads offered to a job seeker and its later upholding for the job chosen by the job seeker. Two results were founded. Firstly, according to the commitment theory, the employment upholding is positively correlated with the number of job ads offered to the job seeker. Secondly, the results indicate, however, that beyond a certain threshold, the number of job ads offered seems to have a negative effect on the beginning of the work contract.  相似文献

As more jobs require employees to continually learn and adapt, empowering employees to adopt learning goals becomes a competitive advantage. Although research has identified key leadership behaviors that empower employees, the relationship between managers and empowered employees is ongoing and dynamic. Therefore, it is important to understand how key leadership behaviors interact with employees in their current state of empowerment to influence learning and performance. In this paper, we draw from self-determination theory to argue that the way employees perceive a given leadership behavior will differ by dimension of empowerment, and these perceptions impact their intrinsic motivation to learn. Specifically, employees who are high in competence and impact will perceive the leadership behavior of goal clarity as controlling, and be less likely to set learning goals, while those who are high in autonomy and meaning will perceive the same behavior as supportive, and be more likely to set learning goals. In a time-lagged study of 349 salespeople, we find that goal clarity acts as a boundary condition by weakening the relationship between empowerment and learning goal orientation (LGO) for those high on the competence and impact dimensions. As hypothesized, we find that the same behavior of goal clarity actually strengthens the relationship for those high on the autonomy and meaning dimensions. Further, we provide theoretical and empirical evidence that LGO mediates the relationship between empowerment and adaptive selling.  相似文献

Several studies found reflexivity —the extent to which team discuss objectives, strategies and processes and adapt them to changes— to be related to team efficacy. Two studies were conducted with 80 teams (320 participants) to validate French version of reflexivity scale. In study 1 exploratory factor analysis revealed 3 factors which partly confirms the 2 factor structure (task reflexivity and social reflexivity) expected from the original study (Carter and West, 1998). Two items of the original task reflexivity scale load on a third factor we named strategic reflexivity. The three factor structure was replicated in study 2 with confirmatory factor analysis. Criterion validity is proved by correlations between reflexivity and team performance. Task, social and strategic reflexivity correlate with different aspects of team effectiveness. The French version of reflexivity scale is reliable and appropriate for evaluating team reflexivity.  相似文献

We propose a novel cognitive framework to distinguish between statements of true and false intent based on research on goal‐directed behaviour. A true intention comes with a commitment to carry out the stated intention. This commitment activates the behavioural goal of a true intention. In contrast, a false intention does not come with a commitment to carry out the stated intention. Hence, the behavioural goal of a stated false intention should be inactive. Active goals have profound and predictable influences on human behaviour. For instance, active goals influence planning, future thought and evaluations. Such influences are functional—they aid in goal attainment. Insofar as true intentions activate goals, but false intentions do not, the expected influences of active goals should be weaker or non‐existent for those stating a false intention. The framework parsimoniously accounts for previous intention‐focused deception studies while generating new directions for future research.Copyright © 2017 John Wiley & Sons, Ltd.  相似文献

This study aims at supporting Web designers to consider more user constraints and addressed why designers focus on client constraints and experience difficulties considering user ones. Novice and professional Web designers had either to deal with ergonomic constraints or to ask an human factors specialist for any information they needed to create a site. Study results showed that client constraints were always considered as preponderant by designers regardless of whether or not they had been prescribed by the client. This contrasts sharply with user constraints which had to be prescribed to designers right from the beginning of their activities in order to be considered and respected.  相似文献

Previous studies have demonstrated a linear relationship between self‐control and emotional and behavioural problems. However, some scholars have assumed that both under‐control and over‐control may result in undesired problems, which implies a U‐shaped relationship between them. This issue was reexamined in three Chinese samples in the present study. Self‐report measures that conceptually assessed self‐control and emotional (i.e. depression and negative emotion) and behavioural (i.e. rule‐breaking behaviour, aggression and counterproductive work behaviour) problems were administered to adolescents (N = 885), university students (N = 671) and employees (N = 500). Results of piecewise linear regression show that there were significant quadratic effects of self‐control on emotional and behavioural problems in adolescents and on behavioural problems in employees, but no significant U‐shaped associations between them were found. Implications for future studies are discussed.  相似文献

A growing number of studies have investigated the role of team reflexivity, the extent to which teams reflect on and adapt their functioning. However, the way team reflexivity has been conceptualized and operationalized reveals several weaknesses, in particular the conception as a unidimensional construct. To provide greater conceptual clarity, we therefore propose a team reflexivity framework that integrates four interacting but distinct reflexive processes. In four studies, we focus on reflection as a fundamental reflexive process, and develop and validate an extended multidimensional reflection measure that captures the relevant dimensions of quality and quantity of reflection and the key transition processes of information seeking and information evaluation. Moreover, in order to delineate two common composition methods, we develop and validate a direct consensus and a referent-shift consensus version of the reflection measure. Data collected from a total of 803 students and employees in four studies revealed excellent construct validity, as well as good nomological validity (Studies 1 and 2). Furthermore, we found evidence of the criterion-related validity at the team level (Study 3) and the individual level (Study 4). Together, the results demonstrate the effectiveness of our measure, revealing consistent relations with outcome measures and diverse behavioural indicators across different contexts.  相似文献

Although the internet has dramatically changed recruitment practices, many web‐based recruitment sources have not yet been investigated. The present study examines the effects of web‐based employee testimonials and web‐based word‐of‐mouth (i.e., ‘word‐of‐mouse’) on organizational attraction. The source credibility framework is used to compare these company‐dependent and company‐independent recruitment sources. In a sample of potential applicants for a head nurse position, word‐of‐mouse was associated with higher organizational attractiveness than web‐based employee testimonials. However, potential applicants were more attracted when testimonials provided information about individual employees than about the organization. Conversely, word‐of‐mouse was associated with higher organizational attractiveness and more organizational pursuit behavior when it focused on the organization instead of on employees. Most of these effects were mediated by credibility perceptions.  相似文献

Organizations often utilize empowerment as a way to bolster performance. It is largely assumed, however, that its impact in this capacity is equivalent across organizational members. We tested this notion within a sample of 420 employees belonging to 75 teams in a Chinese organization and found that team empowerment related positively to supervisor‐rated in‐role and self‐rated extra‐role performance through its effect on individual psychological empowerment. More important, employee–coworker demographic dissimilarity moderated both stages of this indirect relationship. Specifically, when employee–coworker sex dissimilarity was higher, the following relationships were attenuated: (a) team empowerment–individual empowerment, (b) individual empowerment–in‐role performance, and (c) individual empowerment–extra–role performance. Collectively, the results illustrate that the impact of empowerment is contingent upon demographic dissimilarity.  相似文献
