Bridging social dominance theory and labour studies, this field study investigated the mechanisms underpinning the relationship between rejection of group‐based domination and participation in union activities. Respondents (N = 135) were members of a public sector union in California, that is, a hierarchy‐attenuating institution. Results revealed that union identification mediated the negative relationship between social dominance orientation and active union participation. Moreover, the mediational effect of union identification was moderated by perceived union instrumentality (i.e. outcome‐ and process‐based benefits afforded by the union), indicating that the relationship between union identification and participation was stronger among those union members who consider that the union affects workplace justice. The findings reveal the importance of both identity‐based and instrumental motivations underlying union participation. Unionized employees have their commitment courted by both their employer and union. They can form a commitment to both, or only one, or neither. It is difficult to predict which commitment might form. It is hypothesized that interpersonal trust and participation attitudes will explain the levels of union commitment formed by union officials. Multiple regression equations and a structural equation model were used to test these hypotheses. Interpersonal trust had a positive yet non-significant effect on union commitment. Participation attitudes had a significant, negative effect on union commitment, opposite that of the hypothesized relationship. The hypotheses are only partially supported.  相似文献

Religious congregations have potential to be mediating structures for social justice participation. However, research has yet to examine the specific social processes or leadership characteristics within congregations that may promote social justice participation. In this study, we use data from 176,901 participants nested within 1,938 congregations to test how social processes (i.e., religious attendance at worship services, extra-worship participation, bonding social capital, a congregational norm for justice) and leadership characteristics (i.e., leader modeling of justice, horizontal leadership style) predict personal social justice involvement through the congregation (i.e., participation in social justice activities sponsored by the congregation) as well as personal social justice involvement outside the congregation (i.e., participation in social justice activities not sponsored by the congregation). We use multilevel logistic regression to examine these social processes and leadership characteristics at both individual and congregational levels of analysis. Results showed distinct patterns of associations at individual and congregational levels of analysis and that different social processes and leadership characteristics predicted personal social justice participation through or outside the congregation. These findings reveal the importance of social processes and leadership characteristics in understanding how congregations may mediate social justice participation. Implications for community psychology research and practiced also are discussed.  相似文献

Despite considerable advances in methods to examine leaders' personal characteristics using at–a–distance assessment, few studies have applied such techniques outside of the national level. This study reveals that such approaches can provide analytical leverage for examining executive heads of intergovernmental organizations (IGOs). The personal characteristics of six United Nations Secretaries–General and four European Union Commission Presidents were measured via content analysis of their responses to questions. Separately, their behavior in office was measured via historical accounts and analyses. In general, executive heads with higher expansionist leadership style scores displayed a greater willingness to try to enhance the status of their organizations.  相似文献

Morality is a critical factor in leadership that its absence could turn an otherwise powerful leadership model (i.e. transformational leadership) into a disastrous outcome. The importance of morality for leaders is self-evident in light of the far-reaching effects of leaders' actions or inaction on other people. Such proposition necessitates the discourse in the objectivity of universal moral principles as the legitimate basis of a sound understanding of moral leadership. Examining transformational leadership from a moral-laden perspective, this paper argues that morality is a necessary component of leadership and that deontological moral reasoning provides a sufficient ground for morally attractive leadership theories.  相似文献

国外有关领导行为的研究已经不胜枚举,而针对中国企业环境下的领导行为研究则相对较少.近年来,中国情境下的领导行为研究开始逐渐涌现,本文从中国高层管理者的领导行为、领导授权赋能行为以及领导-部属交换理论三个方面对中国企业环境下的领导行为研究进行了述评,总结了相关研究在中国情境下的维度表现、前因后果变量,以及中介或调节作用,并指出了中国情境下相关本土化研究的理论与实践贡献.这些研究,从理论贡献上来说,一方面体现出中国情境下领导行为区别于西方情境的独特性,另一方面验证和扩充了西方相关领导行为的研究发现,进一步丰富了领导行为理论;从实践意义上而言,为中国企业领导者提供了一个反思的镜子进而调整自己的领导行为,为中国企业领导者提供企业决策及管理的参考依据,为人力资源管理人员提供实际操作的手段及工具,而且启发下属注意与领导者建立好关系的方式方法和适宜程度.  相似文献

This research investigated youth leadership experiences of adolescent girls who participated in a comprehensive feminist-based leadership program. This qualitative study utilized a grounded theory approach to understand changes that occurred in 10 female adolescent participants. The words of the participants revealed that initially they viewed leadership in traditional terms and were hesitant to identify themselves as leaders or to see themselves included within their concepts of leadership. Following the program their view of leadership expanded and diversified in a manner that allowed for inclusion of themselves within it. They spoke with greater strength and confidence and felt better positioned and inspired to act as leaders. Participants identified having examples of women leaders, adopting multiple concepts of leadership, and participating in an environment of mutual respect and trust as factors that contributed to their expanded conceptualization.  相似文献

Purpose

The purpose of this study was to investigate the relationship between shared leadership, as a collective within-team leadership, and innovative behavior, as well as antecedents of shared leadership in terms of team composition and vertical transformational and empowering leadership.

Design/Methodology/Approach

Data were obtained from a field sample of 43 work teams, comprising 184 team members and their team leaders from two different companies. Team leaders rated the teams’ innovative behavior and their own leadership; team members provided information on their personality and their teams’ shared leadership.

Findings

Shared and vertical leadership, but not team composition, was positively associated with the teams’ level of innovative behavior. Vertical transformational and empowering leadership and team composition in terms of integrity were positively related to shared leadership.

Implications

Understanding how organizations can enhance their own innovation is crucial for the organizations’ competitiveness and survival. Furthermore, the increasing prevalence of teams, as work arrangements in organizations, raises the question of how to successfully manage teams. This study suggests that organizations should facilitate shared leadership which has a positive association with innovation.

Originality/Value

This is one of the first studies to provide evidence of the relationship between shared leadership and innovative behavior, an important organizational outcome. In addition, the study explores two important predictors of shared leadership, transformational and empowering leadership, and the team composition in respect to integrity. While researchers and practitioners agree that shared leadership is important, knowledge on its antecedents is still in its infancy.  相似文献

本文以非民营企业台湾糖业公司为研究对象 ,探讨其员工沟通满足及主管领导型态与领导效能间之关系。本研究采用问卷调查法 ,针对台糖公司所属机构进行调查 ,所搜集的有效问卷共 63 2份。利用 Pearson相关分析、回归分析、规则相关分析以及路径分析来探讨领导型态、员工沟通满足及领导效能各构面间之关系 ,本研究之主要发现为 :(1 )台糖公司主管的领导型态属于PM型领导 ,员工沟通满足及领导效能仍低 ,尚待转型中之台糖公司主管积极改善。 (2 )主管领导型态与员工沟通满足间、员工沟通满足与领导效能间以及主管领导型态与领导效能间均呈现显著正相关。(3 )“领导型态”与“领导效能”之直接相关性较之经由员工“沟通满足”为中介变数时之相关性为弱。  相似文献
