Brockner and Adsit (1986) found that satisfaction with an exchange relationship was more strongly related to perceptions of equity among men than women. Kahn (1972) reported that men were more likely than women to distribute outcomes to individuals in direct proportion to their input. We evaluated potential gender differences among 12,979 personnel in 30 different organizational systems in (a) correlations between fairness and job satisfaction scores and (b) standardized group differences in the perceived amounts of pay and promotion fairness and expressed levels of facet and global job satisfaction. The fairness-satisfaction relationship was not higher for men, and there were no practical differences in fairness perceptions and job satisfaction between men and women.  相似文献

This study examines the relationships between gender ideology, work-to-family conflict, and marital satisfaction. We hypothesize that gender ideology will moderate relationships between both the respondent’s work-to-family conflict and their spouse’s work-to-family conflict in predicting marital satisfaction, and that spouses’ gender ideologies will interact in predicting marital satisfaction. The hypotheses are addressed using data from a random sample of U.S. dual-earner couples (N?=?156) in a western state. The findings indicate that the more egalitarian women’s gender ideologies, the stronger the negative relationship between women’s marital satisfaction and women’s work-to-family conflict. The results also indicate that the dependence of men’s marital satisfaction on wives’ gender ideologies varies according to men’s own gender ideologies. Implications of the study are discussed.  相似文献

A central paradox in studies of gender and job satisfaction is why women’s job satisfaction is not lower than men’s, given that women’s jobs are often inferior in terms of pay, autonomy, and promotional opportunity. The purpose of this study was to investigate this paradox by asking two questions: How does the job satisfaction of female public employees compare with that of male employees? How can we explain the gender differences in job satisfaction? Data from a survey of 5,128 public employees in Seoul Metropolitan Government indicate that women are more satisfied with their jobs than are men. Among demographic variables gender was the only significant predictor of job satisfaction; women emphasized intrinsic rewards, whereas men emphasized extrinsic rewards. The reasons for women’s high job satisfaction are discussed and explained.  相似文献

Past research on adults’ body image has typically used small convenience samples, limiting the ability to examine associations of personal characteristics to body satisfaction. This study of 52,677 heterosexual adults ages 18–65 examined associations of body satisfaction to age, height, gender, and body mass index (BMI). Age and height were mostly unrelated to body satisfaction. Consistent with an Objectification Theory perspective, fewer men than women reported being too heavy (41% versus 61%), rated their body as unattractive (11% versus 21%), or avoided wearing a swimsuit in public (16% versus 31%). Men felt better about their bodies than women across most of the weight span, although among underweight individuals, women felt better than men. Slender women (BMIs 14.5–22.49) were more satisfied than most other women (BMIs 22.5–40.5). Among men, underweight and obese men were least satisfied. These findings highlight gender differences in the association of weight to body satisfaction.  相似文献

This study explored the role of social comparison processes in fostering contentment among those who are objectively disadvantaged. We focus on how comparisons can produce gender differences in personal entitlement, perceptions of one's own performance, and pay satisfaction. We hypothesized that individuals would base judgments of entitlement, performance, and pay satisfaction more on comparisons with ingroup (same-sex) than outgroup (cross-sex) others, even when both types of comparison information were equally available, unavoidable, and made clear the disadvantaged status of the ingroup. As predicted, the amount students felt they were entitled to be paid, how well they thought they had performed (women only), and how satisfied they were with their pay were all influenced more by same-sex than cross-sex comparison information. The implications of these results for the tolerance of injustice among disadvantaged groups are discussed.  相似文献

为了探讨生涯适应力对员工离职意向的作用机制,通过分析193名企业员工的问卷,采用Bootstrap法进行中介和调节分析,并采用Johnson-Neyman 法对职业满意度的调节效应进行量化分析。结果表明:(1)生涯适应力通过感知到的组织内职业竞争力负向作用离职意向,通过感知到的组织外职业竞争力正向作用离职意向;(2)职业满意度(主观生涯适应力)调节生涯适应力对离职意向的直接和间接影响。当职业满意度达到中等及以上水平时,生涯适应力的增大会直接减少离职意向,但间接的通过感知到的组织外职业竞争力增加离职意向。因此,提高员工的生涯适应力和职业满意度只能在一定程度上减少离职意向。  相似文献

This study explored the core themes underlying individuals’ perceptions of their career success with the view to inform retention practices. The participants were a convenience sample of 207 employees (63% Blacks; 60% males) within a South African science and engineering company. Data were gathered by using a quantitative survey approach and posing an open-ended question to the participants regarding their perceived career success. The data were thematically analysed by using the Atlas.ti version 6 computer-aided qualitative data analysis software. Findings suggest that self-perceptions of career success are multifaceted, including learning and development; skills, experience and competence; career transitions and advancement; job content; contributing to a larger community; goal achievement; helping others; rewards and recognition; and work-life balance. Individuals’ inner definitions of career success could inform retention strategies in the science and engineering field focused on their career development, career wellbeing and satisfaction.  相似文献

Are individuals who self-attribute both gender typical and gender atypical traits more satisfied with their lives than those who self-attribute only gender typical traits? It was assumed that men and women who self-attribute instrumental (‘masculine’) as well as expressive (‘feminine’) traits benefit both because they attain more control over their lives and also because a sense of control increases life satisfaction. Analyses of data from a representative Israeli (Jewish) sample of over 500 respondents show that men do indeed benefit from self-attribution of both instrumental and expressive traits, which increase their sense of control as well as their life satisfaction. Women, on the other hand, benefit only from the self-attribution of atypical (‘masculine’) traits, as their sense of control and their life satisfaction depend on instrumental traits, not on expressive ones. Thus, although the levels of control and life satisfaction that men and women report are similar, the process by which they reach these levels is different and gender-specific.  相似文献

The authors examined the relationship between the direction of pay comparisons and pay level satisfaction. They hypothesized that upward pay comparisons would significantly predict pay level satisfaction, even when controlling for other comparisons. Results reported in 2 samples (U.S. sample, N = 295; Belgian sample, N = 67) generally supported this hypothesis. Analyses showed that individuals who were paid much less than their upward pay comparison were dissatisfied with their pay level. The highest levels of pay level satisfaction were observed when actual pay was congruent with the upward comparison pay level. There was also evidence that individuals who were paid much more than their upward pay comparison were dissatisfied with their pay level. However, the negative effects of overreward on pay satisfaction were considerably smaller than were those of underreward.  相似文献

The study examined the role psychosocial resources play in enhancing perceptions of support and career satisfaction among professional women. The participants were a purposive sample of 606 professional women from South Africa (white = 61.8%, black = 19.9%, Indian = 11.1%, and coloured = 6.6%; mean age = 35.41 years, SD = 8.39 years). The participants were in their early adulthood and establishment career stage. The participants were employed in the financial, engineering, and human resource fields. The participants completed measures of emotional intelligence, career adaptability, psychosocial career preoccupations, self-efficacy, perceived organisational support, social support, and career satisfaction. Following canonical correlation analysis, results revealed managing own emotions, career control, self-efficacy, preoccupations with career adaptation, and preoccupations with establishment to positively predict higher levels of organisational support and career satisfaction. Findings underpin the fact that psychosocial resources are assets for the career well-being of professional women from a developing country setting.  相似文献

Research on gender differences in the effects of non-cognitive traits and behaviours on pay is rather scant and focuses largely on the big five personality traits. To address this gap, we consider the equivocal findings regarding the direct associations of intrinsic motivation, self-efficacy, and networking with pay, arguing for gender differences in the degree to which actual pay and pay expectations are influenced by these non-cognitive factors. Hypotheses are tested using a sample of 250 individuals working in traditionally masculine jobs at a single high-technology firm. Participants completed two surveys, and income data were retrieved from the firm’s archives. Intrinsic motivation was positively related to actual pay and pay expectations among men and was negatively related to both pay measures among women. Self-efficacy was positively related to actual pay among women and was unrelated to actual pay among men. Networking was positively related to actual pay among men and was negatively related to actual pay among women. Finally, self-efficacy and networking were unrelated to pay expectations among both men and women. We draw from notions of gender stereotypes, backlash, and tokenism to discuss gender-based differences in how organizations appraise and reward non-cognitive traits and behaviours.  相似文献

Women are an important part of the medical workforce, yet little is known about gender differences in psychological morbidity, burnout, job stress and job satisfaction among neurologists. This study assessed gender differences in a large national sample of Chinese neurologists. Multivariate analyses were performed to examine associations. A total of 5558 neurologists were included in the analysis. Compared with their male counterparts, female neurologists were generally younger; were less likely to be married or to have children; had higher levels of education; were in practice for a shorter period of time; were less likely to hold senior roles; and had lower incomes. Male and female neurologists worked similar hours and spent a similar number of nights on call. No gender differences were found in psychological morbidity, burnout, and high levels of job stress for female and male, respectively. Women had higher emotional exhaustion scores, while men were more likely to have low levels of job satisfaction. The multivariate analysis showed that factors independently associated with psychological morbidity, burnout, high levels of job stress and low levels of job satisfaction were generally similar for women and men. These findings increase our understanding of gender differences in psychological morbidity, burnout, job stress, and job satisfaction among neurologists. As more women join the medical profession, these differences may be useful in designing medical training and practice.  相似文献

This study examined the degree to which salary satisfaction can be predicted using company-maintained information commonly available to salary administrators. Predictors included years of continuous service, educational level, annual performance rating, an estimate of career potential, monthly salary, a measure of the most recent salary increase, and employee gender. A variety of hypotheses derived from Lawler's (1971) model of pay satisfaction also were tested, focusing on the relative contribution of perceived performance, perceived job demands, certain non-monetary outcomes, and external and internal pay equity. The research utilized a sample of managerial, professional, and technical employees from a large national oil company. The results suggest that without the inclusion of a variety of employee perceptions, only a small proportion of pay satisfaction can be accounted for, with salary and sex representing the primary objective predictors. Perceived performance, perceptions regarding supervision, advancement opportunity, and the company's benefit package, and both external and internal pay equity, were related to pay satisfaction in the direction predicted by Lawler's model. The implications of not being able to estimate pay system perceptions using company-maintained sources of information are discussed along with the results supporting certain key components of Lawler's model of pay satisfaction.  相似文献

This study examined gender differences in marital and life satisfaction in a convenience sample of 425 Chinese Malaysian men (41%) and women (59%). Consistent with findings in many Western cultures, gender role theory predictions were supported in this study. While controlling for age and education, MANCOVA tests revealed men reporting higher levels of marital satisfaction than women, whereas gender differences in life satisfaction were not found. Hierarchical regression analyses showed marital satisfaction significantly predicted life satisfaction for both men and women, but the influence was greater for women. Results are discussed with reference to the Chinese Malaysian cultural context.  相似文献

This study compared the differences in the three quality-of-life variables of job satisfaction, life satisfaction, and mental health, and their correlates, based on differences in career orientation vs gender differences. Eight correlates, theorized to have an influence on the three quality-of-life factors were used to investigate the issue. One hundred and sixty-six working couples in a variety of organizations in the midwest and west coast regions of the United States offered a sample of 220 professionals and 120 nonprofessionals with a good mix of both genders in the two groups. The findings of the study indicated that: (1) career orientations had a far greater influence on the perceived quality-of-life and other factors than gender differences; (2) there was no strong support that the predictors differentially predicted the variance in any of the quality-of-life factors based on gender, or on the career orientations for the entire population; and (3) among the subset of the women in the sample, the multiple-role stress experienced did make a significant difference in how job satisfaction was predicted for the professional as opposed to the nonprofessional women. Further research directions and future trends are suggested.  相似文献

Researchers who examine the relation of gender role attitudes to division of household labor and marital quality often overlook its relation to emotional spousal support. Moreover, research on gender and marriage often ignores how gender role attitudes may explain the link between spousal support and marital quality. Secondary data analyses on a nationally representative sample of U.S. adults examined the interaction of gender and gender role attitudes on spousal support and marital quality. Emotional spousal support predicted better marital satisfaction and less conflict for traditional women and egalitarian men, whereas both instrumental and emotional spousal support predicted better marital satisfaction for egalitarian women and traditional men. These results suggest that within, as well as between, gender differences are important for understanding the contribution of spousal support to perceived marital quality.  相似文献

The tendency for women in Canada and the United States to report being more satisfied than men with their jobs is considered paradoxical because women, on average, receive fewer job-related resources than men. Theory and research suggest that the magnitude of the gender difference that underlies that paradox may increase as levels of negative affect increase. Using data from people living and working in Toronto, Canada, this study evaluates hypotheses about the joint association of gender and two forms of negative affect, anxiety and demoralization, with job satisfaction. Data collected in telephone interviews are analyzed using ordinal probit regression. As job satisfaction decreases with increasing negative affect, the size of the gender difference in job satisfaction increases. When job characteristics indicative of job quality are controlled, the interaction between gender and demoralization is reduced to a non-significant level, but the interaction between gender and anxiety changes little, and remains significant. The results are interpreted as indicating that as negative affect increases, women are more likely to reference standards that counterbalance decreases in their satisfaction (e.g., standards linked to “communion” with co-workers), and men are more likely to reference standards that further decrease their satisfaction (e.g., standards linked to relative advantage). The persistence of the interaction between gender and anxiety after job characteristics are controlled suggests that anxiety-provoking experiences outside of the workplace may contribute to the gender difference in job satisfaction. The associations among quality of work, demoralization, and job satisfaction are stronger among men than women, explaining the interaction of gender with demoralization.  相似文献
