Person-environment congruence as assessed by Holland's model of vocational preference was tested in a sample of 362 employees from five environmental typologies (Realistic, Investigative, Social, Enterprising, and Conventional). Employees were classified as having congruent or incongruent person/environment pairings according to their occupation and their responses to Holland's Self-Directed Search. It was hypothesized that congruent employees would be significantly more satisfied with their jobs than incongruent employees. The results indicated that congruent employees were significantly more satisfied with the job facet satisfaction measures of work, pay, promotions, supervision, and coworkers as well as overall satisfaction compared to incongruent employees. In addition, the results revealed several Environment × Congruence interactions, indicating that the effects of person-environment congruence vary across different environmental typologies. The results are discussed in the context of establishing a fit between individual attributes and organizational environments.  相似文献

Modified instruments based on the theory of work adjustment were used (a) to identify the vocational needs and satisfaction of 45 supported employees with mental retardation and 45 nondisabled co-workers and (b) to test the theory's proposition that need–reinforcer correspondence predicts satisfaction. There were more similarities than differences between the two groups in the importance and satisfaction of the 17 needs that were examined; 13 of 17 needs and 9 of 17 facets of job satisfaction did not show significant differences. Limited support for the correspondence–satisfaction relation was found for supported employees, but not for their co-workers. We concluded that the constructs and measures of the theory of work adjustment can be relevant tools in vocational counseling with workers with mental retardation in supported employment programs.  相似文献

This study sought (1) to compare the relative predictive powers of job attachment and job satisfaction with respect to turnover among a sample of public employees; and (2) to examine individual and job-related influences on both attitudes. It was found that attachment was a more effective predictor of turnover than overall satisfaction (or any facet of satisfaction), even when the alternative attitude was partialled out. In addition, it was found that individual employee characteristics were more strongly related to attachment than were job characteristics, while the opposite was found for satisfaction. The findings are discussed in the light of previous evidence, and implications are drawn for research in vocational behavior.  相似文献

This study examined two components (achievement strivings and impatience-irritability) of the Type A Behavior Pattern as moderators of job stressors and job complexity on health and job satisfaction. It was predicted that achievement strivings would moderate the impact of job stressors and impatience-irritability would impact responses to job complexity. Data from 525 employed adults provided mixed support for the moderator hypotheses. Relations between job stressors and both health and job satisfaction were strongest among employees reporting high levels of achievement strivings. Impatience-irritability had no moderating effect. For job complexity, only one moderator effect was found. Mental demands were positively related to job satisfaction among those reporting low levels of impatience-irritability. Implications of these findings are discussed.  相似文献

In this study, we explore whether the relationship between leisure experience and job/life satisfaction is mediated by work–family conflict and facilitation, and how these effect coefficients varied among different demographic groups of gender, marital status as well as parental status. With the survey data from 1706 employees in the Shanghai banking industry, we found work–family conflict and facilitation acted as mediators between leisure experience and job/life satisfaction. In all demographic groups, work–family conflict was negatively related with leisure experience and job/life satisfaction. Conversely, work–family facilitation was positively related with leisure experience and job/life satisfaction. Moreover, we found (1) compared with the case for males, the negative effect coefficient of work–family conflict on job satisfaction was significantly higher in female samples. (2) The positive effect coefficients of leisure experience on work–family facilitation was higher for married couples than for unmarried employees. (3) For employees who had children, the negative effect coefficient of leisure experience on work–family conflict as well as the positive effect coefficient of leisure experience on work–family facilitation were significantly higher than for employees who had no children. The results of this study suggest that employees in the banking industry would experience a lower level of work–family conflict and better maintain work–family facilitation by engaging in leisure pursuits with their family. The limitations of this study were discussed as well.  相似文献

This study investigated the importance of expectancy-based job cognitions and job affect (the affective component of job satisfaction) in helping to account for “organizational citizenship behaviors” (OCBs; Organ, 1988). Data pertaining to the expectancy-based job cognitions (i.e., expectancies, instrumentalities, valences), job affect, and OCB performance of 65 state finance agency employees were examined. We anticipated that the effect of expectancy-based job cognitions on OCB would be partially mediated by affect-based job satisfaction. This expectation was confirmed in that, after controlling for negative and positive affectivity, generalized instrumentality beliefs were found to affect OCB-altruism directly, as well as indirectly through the influence of affect-based job satisfaction.  相似文献

Unionized and nonunionized processing employees were compared on their perceptions of job characteristics and different facets of satisfaction. In addition, the relationship between job characteristics and job satisfaction were compared for unionized and nonunionized samples. Jobs generally were not significantly different in relation to job challenge for the two groups, but nonunionized employees reported higher levels of some satisfaction measures. The correlations between job characteristics and job satisfaction were stronger in the unionized sample. A successful school-to-work transition is a precursor of promising career development. In the present longitudinal study we investigated whether academic self-efficacy beliefs and grades in school at the ages of 12-15 would be associated with unemployment and job satisfaction at the age of 21. We found that individuals with high self-efficacy beliefs and better grades were less likely to become unemployed and more likely to be satisfied with their jobs. The relationship between high self-efficacy and unemployment was mediated by higher career-related motivation and by less perceived application stress, measured at the time of vocational training at the age of 18. The relationship between self-efficacy and job satisfaction was primarily mediated by higher vocational congruence and less application stress. We conclude that school-based interventions targeted at increasing academic capabilities and self-efficacy would help prepare adolescents for a successful school-to-work transition.  相似文献

The present study surveyed 954 employees and their supervisors to determine the relationship of empowerment with job satisfaction and performance in five different service sectors: hotels, food service, banking, call centers, and airlines. Psychological empowerment was positively correlated with both job satisfaction and performance. Although intrinsic motivation was associated with higher levels of empowerment and job satisfaction, contrary to hypothesis, intrinsic motivation did not moderate the relationship between empowerment and job satisfaction and performance. Men reported greater empowerment than women even when job level and performance were controlled for. Cross-industry analyses indicated differences in empowerment across different types of service sectors with employees in call centers reporting less empowerment compared to employees in hotel, airlines, food establishments, and banks.  相似文献

野心家取向指员工以非绩效取向的方式追求职业生涯发展的倾向。具有野心家取向的个体其生涯目标与组织目标不一致,坚信仅仅依靠绩效很难得到提升,需要运用组织政治行为、印象管理以及欺骗操纵策略获得晋升与高的绩效评定等级。对雇主的信任、感知到的组织公正、对生涯发展机会的感知、个体的交换意识、大五人格特质、马基雅维利主义以及原发性的精神病态等均会影响员工采取野心家取向的生涯发展态度。该取向雇员的工作满意度、生活满意度、内在工作动机、工作卷入度及组织承诺都比较低,而离职意向却很高,这会给组织带来消极后果。未来需从野心家取向的研究方法、变量与生态效度等方面进行深入探讨。  相似文献

A central paradox in studies of gender and job satisfaction is why women’s job satisfaction is not lower than men’s, given that women’s jobs are often inferior in terms of pay, autonomy, and promotional opportunity. The purpose of this study was to investigate this paradox by asking two questions: How does the job satisfaction of female public employees compare with that of male employees? How can we explain the gender differences in job satisfaction? Data from a survey of 5,128 public employees in Seoul Metropolitan Government indicate that women are more satisfied with their jobs than are men. Among demographic variables gender was the only significant predictor of job satisfaction; women emphasized intrinsic rewards, whereas men emphasized extrinsic rewards. The reasons for women’s high job satisfaction are discussed and explained.  相似文献

Results from predominantly US‐based research have shown that personality can partly explain job satisfaction. As the issue of globalisation grows in importance for organisations, I researched in this study whether meta‐analytic findings on the relationships between job satisfaction and the Big Five personality traits extraversion, conscientiousness, and neuroticism would hold in a tight and collectivistic Asian society. Additionally, I expected that in a tight and collectivistic society the personality trait agreeableness would have a strong positive relationship with job satisfaction. Study participants were 354 employees from organisations in Singapore. Results confirmed that extraversion, conscientiousness, non‐neuroticism (emotional stability), and also agreeableness were related to job satisfaction. The study advises scholars and practitioners that even in a tight and collectivistic Asian society—despite situations that demand abiding by norms and fulfilling obligations—job satisfaction is related to stable personality traits.  相似文献

The present study investigated relationships between self-esteem (SE) and job satisfaction among black and white employees. The sample consisted of 523 (45% black) employees of a large, urban school system. There was a positive relationship between SE and job satisfaction for members of both racial groups. In addition, the correlation between need satisfaction and job satisfaction was stronger for high SE persons than for low SE persons. The relationships between two social reference variables (the perceived satisfaction of other employees and improved standard of living) and job satisfaction were, as predicted, stronger for low SE whites than for high SE whites. Among blacks, however, the social reference variables were strongly related to job satisfaction regardless of level of SE.  相似文献

This study explored whether congruence, calling, job characteristics or personality were better predictors of job satisfaction and tenure. The sample consisted of 1968 employees across four different job roles: sales engineers (N=309), graphic designers (N=383), teachers (N=481) and clergy (N=795). Data was collected as part of a selection and development centre battery. Results found evidence of calling, with clergy reporting significantly higher levels of work satisfaction and tenure, despite the absence of some personality predictors (i.e. conscientiousness) and job characteristics (task identity, feedback). In general personality [particularly conscientiousness (+) and neuroticism (-)] along with job characteristics (variety and autonomy) were the most likely predictors of satisfaction across the different roles. No evidence could be found that congruence predicted work satisfaction or tenure. Results have implications for renewed interest in the role of calling according to its original definition and question the role of congruence in determining best fit especially in the context of vocational assessments.  相似文献

The relationship between perceived employability and turnover intentions seems much more complicated than what the common sense would suggest. Based on the reviewed literature, it was expected that job satisfaction, affective commitment, and perceived job security would moderate this relationship. Using a sample of working individuals from different occupations and sectors (N = 721), it was found that employees who perceived themselves as highly employable were more likely to have turnover intentions when their affective commitment was low and perceived job security was high; and the relationship was negative for employees with shorter tenures. Understanding the conditions under which perceived employability is associated with turnover intentions may help organizations design human resource policies that allow them to retain an educated and competent workforce.  相似文献

The current study examined the interactive effects of an environment high in political decision making and political skill on job satisfaction. We predicted that as perceptions of political decision making increase, the satisfaction of individuals low in political skill would decrease. Conversely, the negative effects of political decision making on job satisfaction would be minimized among individuals high in political skill. Data were gathered from 105 managerial employees of a financial‐services organization. Results provided strong support for the hypothesized political decision‐making/political‐skill relationship. Implications, strengths and limitations, and avenues for future research are discussed.  相似文献

This study examined the extent to which an ethical climate moderates the relationship between job satisfaction and perceptions of organisational commitment. The study sample consisted of 839 employees of a railway organisation in the Democratic Republic of Congo (DRC) (women = 32%). Perceptions of the organisation’s ethical climate were measured using the Ethical Climate Questionnaire (Victor & Cullen, 1998), job satisfaction was measured using the Job Satisfaction Questionnaire (Lock, 1976), and organisational commitment was measured using the Organisational Commitment Scale (Meyer & Allen, 1997). Data were analysed by applying hierarchical moderator regression analysis to predict employee commitment from job satisfaction, in interaction with the ethical climate. The findings indicated that the ethical climate dimensions of caring, law and code, rule, independence, and instrumental predicted 72% of the variance in job satisfaction and 73% of the variance in employee commitment. Positive perceptions of an ethical work atmosphere and clear code of conduct would enhance employees’ levels of dedication, loyalty, and commitment to the organisation.  相似文献

Job satisfaction is predominantly measured as global attitudinal judgment which requires employees to summarize their experiences across different job situations. In contrast, experience‐based measures assess momentary thoughts and feelings of the employees in specific job situations. This paper introduces the event reconstruction method (ERM) as an efficient measure of experience‐based job satisfaction that is less invasive and less time consuming compared with traditional experience sampling methods. An initial validation study is reported with N=193 employees from a German wholesale company. As expected, job satisfaction measured with the ERM was different from attitudinal job satisfaction. Also, consistent with expectations, experience‐based job satisfaction was a better predictor of self‐reported helping behaviour, whereas attitudinal job satisfaction was a better predictor of turnover intentions. Finally, comparing the ERM results with the results of a similar study using a traditional experience sampling method ( Fisher, 2002 ) revealed very similar patterns.  相似文献
