In order to determine the relationship between selected characteristics and behaviors of applicants for employment and the outcome of their interviews, interviewer ratings of 398 registrants of a university placement office were analyzed. Factor analysis suggested that applicants were rated on two dimensions: their behavior during the interview and their credentials. The importance of the candidate's general impression on the interviewer is noted, and the need for applicants to be aware that credentials and interview behavior alone do not ensure employment is stressed.  相似文献

Applicants use honest and deceptive impression management (IM) in employment interviews. Deceptive IM is especially problematic because it can lead organizations to hire less competent but deceptive applicants if interviewers are not able to identify the deception. We investigated interviewers’ capacity to detect IM in 5 experimental studies using real‐time video coding of IM (N = 246 professional interviewers and 270 novice interviewers). Interviewers’ attempts to detect applicants’ IM were often unsuccessful. Interviewers were better at detecting honest than deceptive IM. Interview question type affected IM detection, but interviewers’ experience did not. Finally, interviewers’ perceptions of IM use by applicants were related to their evaluations of applicants’ performance in the interview. Interviewers’ attempts to adjust their evaluations of applicants they perceive to use deceptive IM may fail because they cannot correctly identify when applicants actually engage in various IM tactics. Helping interviewers to better identify deceptive IM tactics used by applicants may increase the validity of employment interviews.  相似文献

This study explores (1) the effects that three kinds of applicant defensive impression management (IM) tactics (apologies, justifications, and excuses) have on interviewer evaluation and (2) the moderating effects that two types of interviewer negative concerns (competence‐related and integrity‐related concerns) have on the aforementioned relationship. Two hundred and one managers from Taiwan participated in this study by watching a simulated interview. Compared with the control group, applicants using defensive IM tactics received higher interviewer ratings when negative concerns surfaced. Moreover, the type of interviewer negative concern moderated the effects of defensive IM tactics. All three tactics had similar effects on interviewer evaluation when the concern was competence related. Apology was, however, the most effective tactic when the concern was integrity related.  相似文献

In light of the organizational need to obtain talented personnel, an appropriate evaluation of applicant behaviour in the selection interview is crucial. Extending past research on applicant use of impression management (IM) tactics, this study examines the effects of a broad set of IM tactics in a field setting, and also investigates the moderating roles of two rarely tested interviewer characteristics: interviewer positive affectivity (PA) and negative affectivity (NA). Due to the nested nature of the data, consisting of 142 job applicants and 33 interviewers, we adopt hierarchical linear modelling (HLM) to examine the proposed hypotheses. The results indicate that three IM tactics (self‐focused IM, SFIM; other‐focused IM, OFIM; and non‐verbal IM, NVIM) are significantly positively related to interviewer evaluations. Furthermore, interviewer PA appears to strengthen the positive effects of SFIM tactics on interviewer evaluations, while the effects of NVIM tactics may be weaker when interviewers are high in NA. In addition, these findings suggest the importance of interviewer trait affectivity in explaining interviewer's decision‐making variability, which may lead to low inter‐rater reliability and in turn restrict the level of achievable validity.  相似文献

This study examines interview preparations (i.e., social preparation and background preparation) and impression management (IM) tactics (i.e., self‐focused IM and other‐focused IM) as the mechanisms between applicant personality characteristics and interviewer evaluation. Data were collected from both actual job applicants and interviewers. Results show that personality characteristics (i.e., extraversion and conscientiousness) have indirect effects on interviewer evaluation in terms of perceived person–job fit (P–J fit) and interpersonal liking through these two types of applicant behaviors. This study accomplishes two goals: (1) it extends the socioanalytic theory of personality ( Hogan, 1996 ) by testing the intervening roles played by applicants' behaviors that correspond to getting along with and getting ahead of others; and (2) it suggests that these applicant behaviors might be important cues for practical interviewers' effective assessment of applicants' performance‐related characteristics.  相似文献

This study examined whether interviewer characteristics have (a) a direct influence on applicant attraction and job choice intentions, (b) an indirect influence via job and organizational characteristics, and (c) direct influence on applicant anxiety. A sample of graduate applicants (N=450) was surveyed before a selection interview (Time 1) and after the employment interview (Time 2). Structural equation modeling was used to examine the hypothesized model. The results showed that interviewer characteristics (warmth, unfriendliness, job knowledge, general competence and humor) had both a direct and indirect effect on applicant attraction and job choice intentions. In addition, interviewer characteristics had a significant positive impact on applicant anxiety. Theoretical and practical implications of the findings are discussed.  相似文献

It has been a commonly held belief for some time that applicants attempt to manage impressions of interviewers in the employment interview process, but only recently have researchers begun to examine systematically the tactics applicants use, and how effective they are. The present study contrasted two sets of impression management tactics used by applicants and observed their effects on interviewer decisions in a controlled laboratory experiment. An applicant who employed self-focused-type impression management tactics was rated higher, received more recommendations for a job offer, and received fewer rejections from business students, who had just completed an interviewer training program, than when he used other-focused-type tactics. The implications of these results in terms of both theory and practice are discussed.  相似文献

This field experiment examined whether interview medium and interview structure affects the attractiveness of organizations, interviewer friendliness and performance. Attractiveness ratings of 25 organizations were provided by 92 real job applicants, assigned to either a face–to–face (FTF) or a videoconference (VC) interview. An interview medium X structure interaction showed FTF applicants were attracted most to organizations who conducted their interviews with less structure, while VC applicants were more attracted to organizations using structured interviews. Interview structure had no effect on applicants’ perception of the interviewer’s performance; however, interviewers’ performance was rated higher for FTF than VC interviews. Applicants were more satisfied with their FTF performance in less structured interviews and more satisfied with their VC performance in highly structured interviews.  相似文献

Increasing global competition for the best employees has resulted in a significant increase in the recruiting and selection of geographically dispersed applicants. Innovative telecommunication technologies (e.g., videoconferencing) have provided a means to interview distant applicants at relatively low cost, compared to face‐to‐face interviews. However, some have suggested that interviewer ratings could be affected by the use of communication media to conduct the interview. In the present laboratory study, we tested a model of rater decision processes to help explain a mechanism for inflated ratings of videoconference‐based applicants. Participants who believed that they were making judgments for a real selection process rated simulated videoconference or face‐to‐face interviews. Raters who perceived interview media to be lower in richness were more likely to make external attributions for the applicant's performance, and consequently rated him more favorably.  相似文献

Relationships were explored between interviewer evaluations of college applicants and the academic credentials, facial attractiveness, sex, and academic majors of applicants. Photographs of 506 randomly selected applicants were rated on attractiveness. Two criterion variables were examined: interviewer evaluations and the final admissions decision. There was a small but significant bias toward attractive applicants in interview evaluations but not in the actual admissions decisions. Scholastic Aptitude Test (SAT) scores and high-school rank were the best predictors of admissions decisions.  相似文献

I relate two subjects—speech communication and employment interviewing—by applying a developmental theory of interpersonal communication to the initial job interview. Since I view an employment interview as symbolic interaction, I provide a self-validation model that is analogous to interpersonal perception theory. I suggest the usefulness of the model by describing how interviewers and job applicants can enhance their interviewing skills.  相似文献

This narrative review covers both selection- and recruitment/com-munication-oriented employment interview research published since 1989. Brief comparisons of older reviews' findings to recent findings are presented. Key topics reviewed include validity and reliability evidence, decision making in the interview, applicant characteristics, applicant reactions, and interview communication processes. Key findings of the present review include: interview validity, under certain conditions, may rival that of mental ability tests; more structure in selection interviews is better; previewing applicant information (e.g., resumes) by the interviewer can harm selection interview effectiveness; and certain recruiter behaviors can influence applicants' willingness to work for the firm.  相似文献

Two studies present an examination of the factors that influence hiring decisions for applicants with, and those without, disabilities in the employment interview. In Study 1, an integrative conceptual model of interviewer hiring decisions was proposed and tested in a field sample of applicants with disabilities. Interviewers provided ratings for 70 unstructured interviews with disabled applicants. Study 2 examined the fit of the model in an independent field sample of interviews with fully-able applicants (n=165). Results supported the model among both groups of applicants. Implications and recommendations for future research are discussed.This paper has been improved greatly through the suggestions of John Binning, Michael Campion, Robert L. Building on a metacognitive framework of heuristic judgments, we investigate the effect of applicant stigma on interviewers’ overconfidence in their (biased) judgments. There were 193 experienced interviewers conducting a face-to-face interview with an applicant who was facially stigmatized or not, and who was visible (traditional interview) or not (partially blind interview), to the interviewer during the rapport-building stage. In traditional interviews, interview judgments of stigmatized applicants were negatively biased, and interviewers reported overconfidence in these judgments. This effect was partially mediated by the interviewer’s professional performance during rapport building. Interview procedure moderated both the direct and indirect effect (through professional performance) of applicant stigma on interviewer confidence. Results show that interviewer (over)confidence in biased judgments is driven by the initial effects of, and reactions to, the stigmatized applicant.  相似文献

Interviewer judgments, gender, and age data were collected for job applicants interviewing for seasonal retail sales clerk positions in two separate years. Job performance data were matched with interviewer judgments for 312 employees in Year One and for 205 employees in Year Two. The correlation between interview judgments and job performance was .34 in Year One; after correction for criterion attenuation and restriction of range, the correlation was estimated at .42. The second year results yielded a correlation of .51, which, after corrections, was estimated at .61. Analyses of the data for differential prediction as a function of sex and age for both years revealed that females and older applicants received higher average interview evaluations, but regression lines did not differ significantly among the age and gender subgroups.  相似文献

Two studies examined the effect of applicants’ smiling on hireability. In a pre-test study, participants were asked to rate the expected behavior for four types of applicants. Newspaper reporter applicants were expected to be more serious than applicants for other jobs. In Study 1, participants were randomly assigned to be an applicant or interviewer for a newspaper reporting job. Smiling was negatively related to hiring, and smiling mediated the relation between applicants’ motivation to make a good impression and hiring. Hiring was maximized when applicants smiled less in the middle of the interview relative to the start and end. In Study 2, participants watched Study 1 clips and were randomly assigned to believe the applicants were applying to one of four jobs. Participants rated more suitability when applicants smiled less, especially for jobs associated with a serious demeanor. This research shows that job type is an important moderator of the impact of smiling on hiring.  相似文献

We investigated whether anxiety about self-presentation concerns during interviews (i.e., interview anxiety) is associated with applicants’ use of deceptive impression management (IM) tactics. We examined the relationship between interview anxiety and deceptive IM, and we examined whether the personality traits of honesty-humility and extraversion would be indirectly related to deceptive IM through interview anxiety. Participants (N?=?202) were recruited after an interview for a research assistant position. Interview anxiety scores were positively related to deceptive IM. Furthermore, there was evidence of a negative indirect effect of honesty-humility on deceptive IM, via overall interview anxiety. Also, extraversion was indirectly associated with deceptive IM through interview anxiety. Results suggest that deceptive IM can be used as a protective mechanism to maintain self-esteem or to avoid the loss of rewards. This paper is the first to examine the role of interview anxiety in interview faking.

The employment interview context is broad and multifaceted, and it includes a number of social, situational, and affective influences which generate from the interviewee, interviewer, nature of the job in question, and interactions among these factors. The employment interview is proposed to be influenced by nonverbal and self-promotion behaviors of the applicant, interviewer training, and the requirements of the job. These variables then influence the intermediate variables of applicant similarity to the interviewer, perceived competence of the applicant, and interviewer affect toward the applicant. The intermediate variables then influence the perceived job suitability of the applicant. The present study tested and found support for modeling the employment interview context and how it affects interviewer decisions. The contributions and limitations of the present study are discussed, in addition to directions for future research.  相似文献

Justice and signalling theory were used to explain the effects of discriminatory interview questions on applicant reactions. Participants were randomly assigned to a hypothetical interview condition with four, two or no discriminatory questions. Discriminatory questions had a significant negative effect on participant’s reactions to the interview and interviewer; perceptions of employee treatment; and intentions to pursue employment, accept a job offer, and recommend the organization to others. Participants also responded less favorably to a female interviewer, and female interviewees reported more negative perceptions. In addition, a sequential model was supported in which discriminatory questions had a negative effect on reactions toward the interview and interviewer; reactions were positively related to organizational attractiveness; and organizational attractiveness was positively related to intentions to pursue employment, accept a job offer, and recommend the organization.  相似文献
