中国背景下员工沉默的测量以及信任对其的影响 总被引:10,自引:0,他引:10
应用自行编制的员工沉默行为调查问卷,通过对928名被试的调查,对中国背景下员工沉默行为的结构维度进行了探讨。探索性因素分析结果表明,员工沉默由三个因素构成。三因素结构的结果在验证性因素分析中得到了证实。由此得到结论,员工沉默有三维结构:默许沉默、漠视沉默和防御沉默。以员工沉默的三个维度为因变量,以员工对上级和组织的信任为自变量进行回归分析,结果表明,员工对上级信任对员工沉默三个维度都有负面影响,而员工对组织信任对默许沉默和漠视沉默有负向影响,对防御沉默的影响并不显著 相似文献

本文以进化心理学理论和个体-情景交互理论为基础,并以河南省一家国营企业的222名员工为样本,检验了真诚型领导行为抑制员工沉默行为的影响模型。研究结果表明:真诚型领导行为对员工沉默行为具有显著的负向影响;员工的心理安全感在真诚型领导行为和员工沉默行为之间起着中介作用;员工的外向性和责任感越高,心理安全感与员工沉默行为之间的负向联系的就越强,同时心理安全感的中介效应也越强。本文最后探讨了研究的理论和实践意义以及未来的研究方向。。 相似文献

采用249对领导与员工的配对数据,考察了威权领导对员工沉默行为的影响,以及情感信任的中介作用和权力距离的调节效应。结果表明:(1)威权领导对员工沉默行为有正向影响;(2)员工对上司的情感信任在威权领导与沉默行为之间起完全中介作用;(3)员工权力距离导向对威权领导与情感信任之间关系具有调节作用,权力距离导向越高,威权领导对情感信任的影响越低;(4)进一步地,权力距离导向还调节着情感信任对威权领导与沉默行为的中介效应,即存在有调节的中介效应。 相似文献

采用问卷调查法, 以广东地区电信企业的216名员工为研究对象, 考察了组织心理所有权的影响因素与影响效果。研究结果表明:(1)威权领导与员工的组织心理所有权呈显著负相关, 并且对员工集体主义倾向与其组织心理所有权之间的关系具有显著的调节作用:在领导者高威权作风的情况下, 集体主义倾向与组织心理所有权之间并无显著相关性; 在领导者低威权作风的情况下, 集体主义倾向与组织心理所有权之间存在显著正相关。(2)上下级关系显著调节员工的组织心理所有权与其沉默行为之间的关系。当上下级关系较强时, 组织心理所有权与沉默行为之间存在显著负相关; 当上下级关系较弱时, 组织心理所有权与沉默行为之间并无显著相关性。 相似文献

基于社会交换理论,本研究采用配对追踪多来源问卷调查法探讨了差序氛围感知影响员工沉默行为作用机制以及个体传统性与情感承诺在其中的作用。数据分析结果表明:(1)差序氛围感知显著影响沉默行为;(2)差序氛围感知通过情感承诺间接影响员工的沉默行为;(3)个体传统性不仅调节了差序氛围感知与情感承诺的关系,还进一步调节了差序氛围感知通过情感承诺影响沉默行为的间接关系,即在个体传统性低的条件下,差序氛围感知通过情感承诺影响沉默行为的间接效应更加显著。 相似文献

为什么企业中的不道德行为会屡屡发生?这是一直以来困扰组织管理实践者和学者们的难题,不道德行为的发生与发展机制已经成为心理学研究的一个重要领域。其中,心理学视角下的道德推脱理论为这一难题提供了解释思路。在企业的现实情况中,可以从员工个体和组织领导两方面维度研究各自对应的组织情境因素通过道德推脱机制对不道德行为产生的影响。未来研究的关键在于探讨和实证检验组织情境下道德推脱机制的选择偏好对不道德行为的影响作用,不断丰富和加强道德推脱对员工个体以及领导不道德行为影响机理的研究。 相似文献

In this research we investigated the influence of abusive supervision on employees’ prosocial voice and silence, as well as clarified the roles of interactional justice (as a mediator) and organizational attribution (as a moderator). Moreover, we examined a mediated moderating model stipulating that interactional justice mediated the moderating effect of organizational attribution on the focal relationship. A scenario experiment was employed in Study 1, and after analyzing data from 196 employees, we found that abusive supervision influenced employees’ prosocial voice and silence via interactional justice. In Study 2, data were collected from 379 employees in two waves separated by 1 week. The results not only replicated the findings of Study 1 but also indicated that organizational attribution buffered the abusive supervision-voice and silence relationship, and that interactional justice mediated this moderating effect. 相似文献

主管承诺(supervisory commitment or commitment to supervisor)是20世纪80年代以来在组织承诺(organizational commitment or commitment to organization)基础上发展起来的员工承诺理论的一个分支。对它的测量,学者们主要是借鉴Allen和Meyer与O’Reilly和Chatman对组织承诺的测量方法,目前属香港学者陈振雄的测量最为细致和全面。对影响主管承诺的前因,学者们目前探索到文化、感受主管支持(PSS)和领导—成员交换(LMX)三个因素。对主管承诺的结果,学者们普遍认为,主管承诺比组织承诺更能影响员工的工作绩效和组织公民行为(OCB),但在对工作满意感和跳槽意图的影响上还存在不同的意见。另外,在目前大多数学者的研究中,主管承诺与组织承诺是并列关系,但Hunt和Morgan更主张二者是因果关系,而且是主管承诺带来组织承诺。在全面述评的基础上,作者对未来的研究提出了四点展望。 相似文献

‘We are humans not robots!’ This protest slogan denounces a working reality in which employees perceive that they are reduced to a mere tool or instrument at the service of the organization. Such an experience refers to organizational dehumanization. Researchers have recently indicated that organizational dehumanization may shape employee work behaviours. However, why, and for whom, organizational dehumanization leads to maladaptive work behaviours remains unclear in this literature. Drawing upon social exchange theory, we first propose that employees who experience organizational dehumanization engage in a reciprocity process by first developing thoughts of revenge that, in turn, materialize into more organizational deviance. We further argue that compliance buffers the indirect effect of organizational dehumanization on deviant behaviours via thoughts of revenge. Overall, the combined results of two experimental studies, a cross-sectional study and two three-wave studies provide strong evidence for our hypothesized relationships. Our research suggests that when experiencing organizational dehumanization, compliant employees are less likely to engage in a homeomorphic reciprocity in the exchange relationship with their organization. 相似文献

This research examined the differential antecedents and consequences of organizational identification and work-unit identification. Specifically, we hypothesized that organization-focused procedural justice and distributive justice would be positively related to organizational identification, whereas supervisor-focused interactional justice would be positively related to work-unit identification. A further hypothesis was that organizational identification would relate to organization-focused outcomes (turnover intentions and extra-role behavior toward the organization), and work-unit identification to work-unit-focused outcomes (extra-role behavior toward the work unit). Our results from a sample of 160 employees of a research institution supported these hypotheses. In addition, we found some evidence that organizational identification and work-unit identification differentially mediated the relationships between organization-focused and supervisor-focused justice, and organization-focused and work-unit-focused outcomes. We discuss our findings in terms of their implications for social-identity research on organizational identification, and for research on organizational justice. 相似文献

Various theories of organizational behaviors suggest that there should be significant relationships between the work-related variables and commitment to an organization. This study shows that, for a sample of 203 Japanese industrial workers, four components (attachment, internalization, normative, and continuance) of organizational commitment are predicted by organizational climate, supervisory behavior, organizational tenure, and role clarity. The nature of employer-employee relationships is influenced by organizational and work unit values and expectations, including the ways members believe they should treat one another and how conflicts should be resolved. This study explored the perceptions of participants in a grievance peer review process. Employees of a health care organization with a recently established peer review grievance process were interviewed about their views of organizational and unit values and expectations, and their experiences with this type of grievance process. Comparisons across groups of grievants, managers, and grievance panel members were discussed.The authors have received consent to discuss this case from the health care organization in which this study was conducted.
