教师组织认同、工作满意感与情感承诺的关系   总被引:1,自引:0,他引:1  
组织认同是社会认同的一种特殊形式,是与组织具有一致性或从属于组织的知觉。通过对545名教师施测Mael和Tetrick组织认同问卷、工作满意感问卷和情感承诺问卷,结果发现:(1)个体的组织认同水平能够正向的预测其工作满意感水平;(2)个体的组织认同水平能够正向的预测其情感承诺水平;(3)个体的工作满意感能够部分中介其组织认同对于情感承诺的预测作用。  相似文献

本研究通过对230名中学教师进行问卷调查,分析中学教师工作满意感的因素组成结构和工作满意感状况,并探讨教师工作满意感对教师离职倾向和工作积极性的影响.结果表明:(1)中学教师工作满意感的结构包含10个组成因素,该因素结构与Locke(1976)等人提出的模型高度一致;(2)中学教师对工作总体和教育体制、学生素质、领导与管理、工作成就、工作条件、工资福利待遇、工作压力等工作因素均感不满意;(3)教师总体的工作满意感及对教育体制、收入与福利、领导与管理、教师社会地位及工作环境条件等方面的满意水平与教师的工作卷入、留任都有密切的关联,外部奖励也可激励教师工作动机.  相似文献

采用问卷法调查了358名企业员工,探讨家庭支持型主管行为(FSSB)对工作满意感和离职意愿等工作态度的作用机制。结果表明:(1)FSSB对工作满意感有显著正向影响,对离职意愿有显著负向影响。(2)工作-家庭增益在FSSB与工作满意感之间起着中介作用,而工作-家庭冲突的中介作用不显著;工作-家庭增益与冲突在FSSB与离职意愿之间的中介作用均不显著。(3)边界控制感调节了FSSB—工作-家庭增益—工作满意感这一中介过程。本研究提示可通过干预FSSB来提升员工的工作态度。  相似文献

团队日益成为新经济时代背景下知识员工工作的主要方式。追求工作自主性同时也被认为是知识员工的核心特征之一。对杭州地区13家企业的35个工作团队的调查发现,工作自主性是一个二阶单因素结构,包含三个子维度:方法、进度和标准的自主性。回归分析显示:领导者信任在知识员工团队工作自主性与团队激励间起正向调节作用;反馈在团队激励与团队工作绩效及满意感间起负向调节作用。  相似文献

采用问卷调查法,考察个人与组织价值观匹配和员工的工作满意度、工作投入、组织支持感以及离职意向之间的关系。对33家生产型企业798名员工进行了问卷调查,通过对数据的统计分析,结果表明:个人与组织价值观匹配对员工的工作满意度、工作投入和组织支持感具有显著的正向预测作用,对员工的离职意向具有显著的负向预测作用。  相似文献

该研究针对职业枯竭研究领域存在争议的两大理论问题——产生机制与内部过程,使用日记研究方法对重点高校教师进行了追踪调查。得到以下结果:1)在枯竭的成因部分:压力感、付出-回报的不平衡对耗竭存在显著正向的预测作用,且不平衡还是压力感与耗竭之间的部分中介变量。此外,二者还可完全通过耗竭作用于讥诮维度。自足资源对耗竭和讥诮均无显著影响,它只对职业效能有显著的正向预测作用,且是职业效能的唯一前因变量。2)在枯竭三维度的内部关系部分:耗竭与讥诮存在显著的正向联系,且解释风格在其中起到调节作用,即越将负性事件归因于外部环境或他人,耗竭对讥诮的正向预期作用就越强。而职业效能维度显示出与耗竭及讥诮相分离的态势,与后二者均无显著的相关关系。  相似文献

采用问卷法调查了138名民航飞行员,探讨了自我效能感对飞行安全绩效的影响,以及在这一影响过程中组织信任、组织承诺和工作投入的作用。结果显示,自我效能感对组织信任、组织承诺、工作投入和安全绩效有直接正向作用。组织信任在自我效能感对组织承诺、工作投入、安全绩效的影响中有部分中介作用。组织承诺与工作投入在自我效能感对安全绩效影响中发挥着部分中介作用。结论:自我效能感对安全绩效有直接效应,并可通过组织信任、组织承诺和工作投入对安全绩效产生间接影响。  相似文献

本研究采用结构方程建模方法检验了人与职务、组织匹配对员工工作满意感和组织承诺的效应,及“内部整合”与“人际预测”的中介作用。结果表明,人与职务、组织匹配对员工工作满意感和组织承诺有显著的积极效应,“内部整合”对这种效应起完全中介作用,而“人际预测”仅对“人-职务匹配”对员工工作满意感的效应起部分中介作用。研究为理解“人-环境匹配”对于员工工作态度的效应机制提供了理论框架和实证依据。  相似文献

以207名企业员工为研究对象,探讨了目标定向、自我效能感与主观幸福感的关系及自我效能感在目标定向和主观幸福感之间的中介作用。结果表明:学习目标定向、工作自我效能感和社交自我效能感均对主观幸福感有着显著的正向影响;主观幸福感对任务绩效有着显著的正向影响;同时,工作自我效能感在学习目标定向和主观幸福感之间起着完全中介作用。  相似文献

This research examines the moderating influences of trust in superiors and influence of superiors as elements of an organization communication system on the association between individual-job congruence and job performance/satisfaction. Data from 302 employees were used to assess the research design variables of growth need strength, job scope, trust in superiors, influence of superiors, job performance, and job satisfaction. Moderated regression analysis gave weak support to trust and influence as moderators of the association between individual-job congruence and both job performance and satisfaction. The results did, however, provide justification for trust in superiors and influence of superiors as predictors of performance and satisfaction. The data suggest that other factors may account for changes in the research variables.  相似文献

本研究基于综合激励理论考察了领导效能和职业认同在胜任力与农村小学校长工作满意度关系中的链式中介效应,使用胜任力量表、领导效能量表、职业认同量表和工作满意度量表对随机抽取的269名农村小学校长进行调查。研究显示:(1)胜任力、领导效能、职业认同与工作满意度这四个变量均两两显著正相关;(2)胜任力、领导效能、职业认同均显著正向预测农村小学校长工作满意度,胜任力、领导效能会正向预测职业认同,胜任力会正向预测领导效能;(3)领导效能中介了胜任力与农村小学校长工作满意度之间的关系;(4)职业认同中介了领导效能与农村小学校长工作满意度之间的关系。因此,领导效能和职业认同在胜任力与农村小学校长工作满意度之间起链式中介作用。  相似文献

This study tests the hypothesis that self-leadership is positively related with employee adaptive performance and job satisfaction in rapid change and unpredictable work environments. This assumption was tested through a quasi-experimental study regarding the implementation of a self-leadership training programme in the Private Banking department of an international bank. Change in private bankers’ self-leadership, adaptive performance and job satisfaction was measured three times, over a period of 8 months. During the fourth month of the training programme implementation, the bank underwent an unexpected bailout. Fifty-two private bankers were randomly assigned to an experimental group (n = 28) and to a control group (n = 24). The results showed an increase in self-leadership, adaptive performance and job satisfaction for the experimental group, while job satisfaction decreased for participants in the control group. Our findings suggest that change in the level of self-leadership is positively related with change in the level of adaptive performance and job satisfaction over time. This study presents new evidence that individual adaptive performance and job satisfaction can be enhanced through self-leadership training. Self-leadership training can be used as a valuable tool to help organizations improve employees’ adaptive performance and job satisfaction, especially during organizational crisis.  相似文献

This study examined the relationship between Type-A behavior and job performance, and employee well-being among college teachers in Canada. Well-being was operationalized in terms of burnout, social support, work satisfaction, and turnover motivation. Data were collected by means of a structured questionnaire from 420 college teachers. Pearson correlation and moderated multiple regressions were used to analyze the data. Global Type-A behavior was not related to 3 measures of job performance: teaching hours, number of course preparations per semester and number of students. However, global Type-A behavior correlated positively with burnout and turnover motivation and negatively with perceived social support and work satisfaction. Two components of Type-A behavior (time pressure and hard driving/competitiveness) exhibited the same pattern of relationship with job performance and well-being variables as was found with the global measure of Type-A behavior. Moderated multiple regression did not support the role of gender as a moderator of Type-A behavior and job performance and well-being variables.  相似文献

在全面回顾工作绩效及其影响因素的基础上,通过关键事件方法和问卷调查方法,对来自全国的1066位雇员进行了施测,运用AMOS软件,对工作绩效结构进行验证性因素分析,并对文中提出的假设进行了检验。之后,提出并验证了影响员工工作绩效的态度因素及整合模型。研究结果显示:工作满意度、组织承诺和目标定向对工作绩效的各个子维度的影响是不一致的。工作满意度越高,员工的工作绩效越好;另一方面,组织承诺和目标定向对雇员工作绩效各个子维度的影响不一致。文章最后对全文进行了总结,并对后续研究给出了建议  相似文献

工作重塑是从员工角度进行的自下而上的工作再设计方式,突破了从组织角度进行的自上而下的方式,强调员工改变的主动性.工作重塑存在多种类型,如任务重塑、关系重塑和认知重塑,以及个人工作重塑和合作工作重塑等.工作重塑与主动性人格、生涯取向、自主性、人-环境不匹配等因素之间存在密切联系,并对工作满意度、工作意义感、工作投入、工作绩效和组织承诺等具有积极预测作用.未来研究要加强工作重塑的纵向研究,深入探讨工作重塑的影响机制,开展其消极后果的研究,同时国内研究还要考虑到传统文化和集体主义文化对工作重塑的影响.  相似文献

Drawing on a social cognitive theory perspective, we contend that an employee's trust in oneself, or self‐efficacy, will interact with the individual's trust in the system, or trust in organization, to predict job attitudes and behaviours. Specifically, we expected that self‐efficacy would have stronger effects on job attitudes (job satisfaction and turnover intentions) and behaviours (task performance and organizational citizenship behaviours) to the degree to which employees perceive high levels of trust in organization. Using data collected from 300 employees and their respective supervisors at a manufacturing organization in Turkey across three waves, we found that self‐efficacy had more positive effects on job satisfaction, task performance, and citizenship behaviours when trust in organization was high. Interestingly, self‐efficacy had a positive effect on turnover intentions when trust in organization was low, indicating that high trust in organization buffered the effects of self‐efficacy on intentions to leave. The results suggest that the motivational value of trust in oneself is stronger to the degree to which employees also have high trust in the system, whereas low trust in system neutralizes the motivational benefits of self‐efficacy.

Practitioner points

  • Practicing managers should not only invest in increasing self‐efficacy of their employees, but also invest in building trust to improve employees’ attitudes, behaviours, and performance. This is because when employee trust in organization is high, employee self‐efficacy has greater potential to have a positive influence over job satisfaction, task performance, and organizational citizenship behaviours.
  • Self‐efficacy may actually increase an employee's desire to leave the organization when organizational conditions are unfavourable, such as in the case of low trust in the organization. Practicing managers should be aware that employees who have high levels of confidence may be at higher risk of turnover when they are unhappy with the organization.

We present a self-regulation account of the job performance–job satisfaction relationship according to which job performance leads to job satisfaction, if it involves optimal expectancies for successful performance. Using response surface methodology (= 747 employees), we found that employees who held overly negative (self-effacement) or overly positive self-perceptions of performance (self-enhancement) gained less satisfaction from their jobs. As hypothesized by self-discrepancy theory, self-effacement promoted fear-related negative emotions, whereas self-enhancement was linked to disappointment. Self-enhancers also reported lower trust and reduced satisfaction with interpersonal relationships, which may partly explain why self-enhancement had particularly detrimental effects. Furthermore, among employees high in performance-goal orientation, attaining high normative performance, as indicated by above-average supervisor evaluations, rather than optimal expectancies for success, explained job satisfaction. Our findings support the conclusion that need satisfaction and the ensuing self-regulatory processes determine the shape and the size of the performance–satisfaction relationship.  相似文献

Self-esteem and job complexity were investigated as moderators of self, supervisor, and peer ratings of performance and satisfaction with work, supervisors, and peers testing balance and activation theories. One hundred and fifty-three registered nurses served as subjects. Measured self-esteem was not significantly related to the performance or satisfaction measures. Rather, the important variable was perceived job complexity as predicted by Scott's activation theory. Self-ratings of performance and satisfaction with work and peers were greatest at optimal complexity with lower values at high and low complexity. Some support was found for self-esteem as a moderator of the relationship between performance and satisfaction measures in line with Korman's formulations.  相似文献
