在领导力研究领域, 积极领导力通常被视为提升组织、团队和下属产出的关键因素之一。近年来, 上述观点却不断受到质疑。在此背景下, 积极领导力潜在的消极效应日益引起关注, 并逐渐演变成为一个前沿课题。从现有的41项实证研究来看:(1)在研究主题上, 现有研究主要考察了变革、授权、道德、包容和仁慈等行为导向和领导-下属交换等关系导向领导风格的消极效应, 涉及对下属、团队和领导自身三类主体的消极作用; (2)在分析视角上, 主要包括两大类——构建兼具“积极效应”和“消极效应”的模型和单纯只考虑某一领导风格潜在的“消极效应”, 前者可以细分为三类双刃剑效应和两类非线性效应; (3)在理论机制上, 积极领导风格的消极效应可以用社会认定、社会交换、精神分析、认知加工和资源相关理论进行解释。未来研究可着重: (1)形成一个系统解释积极领导消极效应的整合性理论、框架或模型; (2)从领导类型、消极效应表现和作用机制方面进一步进行实证探讨; (3)挖掘积极领导消极效应的边界条件和破解因素, 为实践应用提供启示; (4)开展跨群体和针对特定群体的探讨。  相似文献

Transformational leadership, initiating structure, and selected substitutes for leadership were studied as longitudinal predictors of performance in 118 research and development (R&D) project teams from 5 firms. As hypothesized, transformational leadership predicted 1-year-later technical quality, schedule performance, and cost performance and 5-year-later profitability and speed to market. Initiating structure predicted all the performance measures. The substitutes of subordinate ability and an intrinsically satisfying task each predicted technical quality and profitability, and ability predicted speed to market. Moderator effects for type of R&D work were hypothesized and found whereby transformational leadership was a stronger predictor of technical quality in research projects, whereas initiating structure was a stronger predictor of technical quality in development projects. Implications for leadership theory and research are discussed.  相似文献

In this study we aim to increase our understanding of leadership in anaesthesia teams by investigating the relationship between substitutes for leadership, leadership behaviour, and team performance in situations with varying levels of routine and standardization. The present study relied on video recordings of 12 anaesthesia teams in a simulated setting with the occurrence of a nonroutine event. Clinical team performance was measured by the speed of adequate team reaction to this event. The leadership behaviours observed were coded either as content oriented (e.g., information transmission) or structuring (e.g., assigning tasks). Results showed that leadership behaviour changed depending upon the level of routine of a situation, the degree of standardization, and, to some extent, on the experience of team members. Leadership tends to be positively related to team performance during nonroutine and low standardized situations but negatively related to team performance in routine and highly standardized situations. Furthermore, leadership is only slightly related to team member experience. This study improves our understanding of influences of substitutes for leadership on successful leadership behaviour in anaesthesia teams. The findings also lead to suggestions for both further research and the enhancement of team leadership in critical care.  相似文献

In this article, the authors discuss their research on similarities and differences between professionals and nonprofessionals in their responses to managerial leadership behaviors and substitutes for leadership. Their study sample comprised workers at many organizational levels in several hospital and contract research organizations in the Southwest, and they used a multidimensional measure of professionalism to create subsamples of professionals and nonprofessionals. The authors used questionnaire data to test hypotheses regarding instrumental and supportive leadership behaviors and their substitutes. They found that role clarification and support from leaders were important predictors of worker's job satisfaction and organizational commitment for both subsamples, and that formal rules and procedures were an important supplement for instrumental leadership behaviors. Professionals differed from nonprofessionals in that intrinsically satisfying work tasks and importance place on organizational rewards were strong substitutes for leaders' support. The authors conclude that worker professionalism is an important moderator variable for research on leadership and substitutes for leadership.  相似文献

The present research examined how self-sacrificial leadership predicts leadership effectiveness as a function of leader’s display of self-confidence. Results from a scenario experiment, a laboratory experiment, and a cross-sectional survey yielded consistent evidence that the effects of both leadership elements are stronger in conjunction than on their own. Moreover, the experimental studies also showed that the interactive effect on leadership effectiveness was mediated by collective identification. It is concluded that more research is needed focusing on the interactions between different leadership behaviors and the psychological processes underlying these effects.  相似文献

作为一种具有中国文化特色的领导模式, 家长式领导对多层面的创造力均有显著影响。基于对以往实证研究的分析, 文章针对家长式领导及其维度与多层面创造力之间的直接关系、交互效应、调节效应与作用机制等问题进行了梳理与阐述, 构建了“家长式领导影响员工及团队创造力的作用机制”模型; 进而指出, 家长式领导对员工创造力的作用受到工作情境、个体因素的调节效应并有赖于个体心理认知和社会关系的中介作用, 它还以团队认知和团队互动为中介作用于团队创造力。未来研究应努力拓展研究层次, 丰富研究方法, 并从跨文化视角系统探索家长式领导对多层面创造力的作用机制。  相似文献

过去,研究人员普遍认为公仆型领导是一种对员工、团队和组织有积极作用的领导方式,但新近的研究表明公仆型领导也会引起潜在的负面效应。针对此问题,首先介绍公仆型领导的概念与研究概况。然后,分别从领导者自身和下属员工的角度,基于角色压力、自我控制资源分配、资源保存、内隐追随、领导与成员交换、领导原型等理论,探究公仆型领导的负面效应及其缓冲机制。最后,从研究层面、研究方法、研究视角、研究内容等四个方面提出未来研究建议。  相似文献

This study examines whether the relationship between ethical leadership and organizational citizenship behaviours (OCBs) is contingent on organizational identification. Drawing on substitutes for leadership theory, the study proposes that the relationship between ethical leadership and OCBs will be attenuated when employees strongly identify with their organization. Using a sample of Egyptian banking sector employees, this proposition was tested with hierarchal linear modelling (HLM). The results revealed that the positive relationship between ethical leadership and OCBs was stronger for those lower in organizational identification than for those higher in identification. Overall, the findings of the study shed new light on the conditions through which ethical leadership enhances OCBs.  相似文献

Integrating theory and research on values, diversity, situational strength, and team leadership, we proposed that team leadership moderates the effects of values diversity on team conflict. In a longitudinal survey study of national service teams, we found significant, but opposite, moderating effects of task-focused and person-focused leadership. As predicted, task-focused leadership attenuated the diversity–conflict relationship, while person-focused leadership exacerbated the diversity–conflict relationship. More specifically, task-focused leadership decreased the relationship between work ethic diversity and team conflict. Person-focused leadership increased the relationship between traditionalism diversity and team conflict. Team conflict mediated the effects of the interactions of leadership and values diversity on team effectiveness.  相似文献

Considering the implications of social exchange theory as a context for social role behavior, we tested relations between ethical leadership and both person- and task-focused organizational citizenship behavior and examined the roles played by employee gender and politics perceptions. Although social exchange theory predicts that ethical leadership is positively associated with citizenship, social role theory predicts that the nature of this relationship may vary on the basis of gender and politics perceptions. Results from data collected from 288 supervisor-subordinate dyads indicate that the pattern of male versus female employees' citizenship associated with ethical leadership depends significantly on their perceptions of politics. Implications for theory and practice are discussed.  相似文献

ABSTRACT

Servant leadership is a popular style of ethically-based leadership developed in the cultural context of the United States and other Anglo-Saxon (Anglo) countries with a similar culture and managerial context. However, much of the empirical research on this leadership style has been conducted in China, a country with very different cultural and managerial traditions. It is not known whether the results of research conducted in China can be integrated into a general theory of servant leadership. It is also unknown whether servant leadership, which is widely promoted as an effective leadership style in Anglo countries, will be equally effective for all employee outcomes in China. To answer these questions, we perform a meta-analysis of servant leadership research (k = 112, n = 35,716) which compares the effects of servant leadership on employees in China with its effects on employees in Anglo countries. Results show that there is no significant difference in effect sizes between Chinese and Anglo employees for job performance, organizational citizenship behaviour, creative behaviour, affective commitment, and job satisfaction. The effect of servant leadership on leader-member exchange may be stronger for Anglo employees. Implications for servant leadership theory and managerial practices in China are discussed.  相似文献

This study examined the effects of leader–member exchange (LMX) differentiation on team-shared leadership and team effectiveness. Drawing on the group engagement model, we suggested that LMX differentiation negatively affects team-shared leadership and team effectiveness (i.e., team performance and team organizational citizenship behavior [OCB]). Servant leadership weakens the negative effects of LMX differentiation on shared leadership. We tested our predictions using data from a sample of 336 salespersons nested in 110 sales teams in China. We found that shared leadership mediated the relationships between LMX differentiation with both team performance and team OCB. In addition, servant leadership moderated the relationship between LMX differentiation and shared leadership and the indirect relationship between LMX differentiation with both team performance and team OCB.  相似文献

Drawing on self-consistency and self-concept-based theories, this study examined the antecedents and outcomes of authentic leadership. Specifically, the mediating roles that authentic leadership and organization-based self-esteem (OBSE) play in translating leader authentic personality into employee voice behaviour were investigated. The results, from a sample of 408 subordinate–supervisor dyads from Taiwan, provide evidence of a positive relationship for leader authentic personality with direct reports’ ratings of the leaders’ authentic leadership. In addition, authentic leadership was found to influence subordinates’ voice behaviour, as rated by subordinates’ immediate supervisors; notably, this relationship was partially mediated by the subordinates’ perceptions of OBSE. Furthermore, leader authentic personality was indirectly related to subordinates’ voice behaviour through the mediating influence of authentic leadership and, in turn, subordinates’ perceptions of OBSE. The implications of these results for leadership research and practice, as well as directions for future research, are also presented in this paper.  相似文献

The present study offers new theoretical insights into the dynamics of shared leadership. Integrating arguments from shared leadership and team development theory, we examine how shared leadership changes over the course of a project team's life cycle and how this pattern of change relates to team performance. Guided by shared leadership theory and project team literature, we also explore team‐level factors, which may alter the pattern of shared leadership development. In particular, we propose that in project teams shared leadership develops in a nonuniform way, approximating an inverted U‐shaped pattern, increasing early in the team's life cycle, peaking around the midpoint, and then decreasing in the later phase. In turn, this development pattern relates positively to team performance. We also extend theory by explaining how specific team characteristics influence the pattern of shared leadership development. Using a three‐study approach, we empirically examine the hypothesized relationships and conclude with a general discussion of the theoretical and practical implications of our findings.  相似文献

As work increasingly transcends organizational boundaries, employee psychological empowerment benefits from resources provided by others outside of the employee's own team, department, or organization. These intergroup collaborations, however, may be inhibited by social identity and social categorization processes, so that the empowerment potential of these relations remains largely untapped. In this study (N = 213), we demonstrate that intergroup leadership is linked to employee psychological empowerment via intergroup relational identification and access to resources. In this way, this study demonstrates the empowering potential of intergroup leadership and intergroup relational identification for employees who collaborate across group barriers. We finish this paper by discussing the main implications for both empowerment and intergroup leadership theory, suggesting fruitful avenues for future research and highlighting the practical value for those who are motivated to increase psychological empowerment among boundary-spanning employees.  相似文献

Innovation is considered essential for today's organizations to survive and thrive. Researchers have also stressed the importance of leadership as a driver of followers' innovative work behavior (FIB). Yet, despite a large amount of research, three areas remain understudied: (a) The relative importance of different forms of leadership for FIB; (b) the mechanisms through which leadership impacts FIB; and (c) the degree to which relationships between leadership and FIB are generalizable across cultures. To address these lacunae, we propose an integrated model connecting four types of positive leadership behaviors, two types of identification (as mediating variables), and FIB. We tested our model in a global data set comprising responses of N = 7,225 participants from 23 countries, grouped into nine cultural clusters. Our results indicate that perceived LMX quality was the strongest relative predictor of FIB. Furthermore, the relationships between both perceived LMX quality and identity leadership with FIB were mediated by social identification. The indirect effect of LMX on FIB via social identification was stable across clusters, whereas the indirect effects of the other forms of leadership on FIB via social identification were stronger in countries high versus low on collectivism. Power distance did not influence the relations.  相似文献

Two studies compared leader-member exchange (LMX) theory and the social identity theory of leadership. Study 1 surveyed 439 employees of organizations in Wales, measuring work group salience, leader-member relations, and perceived leadership effectiveness. Study 2 surveyed 128 members of organizations in India, measuring identification not salience and also individualism/collectivism. Both studies provided good support for social identity predictions. Depersonalized leader-member relations were associated with greater leadership effectiveness among high-than low-salient groups (Study 1) and among high than low identifiers (Study 2). Personalized leadership effectiveness was less affected by salience (Study 1) and unaffected by identification (Study 2). Low-salience groups preferred personalized leadership more than did high-salience groups (Study 1). Low identifiers showed no preference but high identifiers preferred depersonalized leadership (Study 2). In Study 2, collectivists did not prefer depersonalized as opposed to personalized leadership, whereas individualists did, probably because collectivists focus more on the relational self.  相似文献

The effects of female sex role identity on self- and rater evaluations of emergent leadership behavior were compared in two studies. We used the same consensus-seeking procedure in both studies to collect the data; only the biological sex composition of the groups in the second study was changed. Study 1 examined 15 mixed-sex groups of 39 female and 21 male students; Study 2 contained 96 female students in 22 same-sex groups. Sex role orientation was measured with the Bem Sex Role Inventory (BSRI: Bem, 1974). Androgynous and feminine-oriented self-ratings of leadership were significantly higher than peer ratings and were also significantly higher than the undifferentiated self-ratings. The self-ratings of masculine-oriented women agreed most closely with peer ratings. Contrary to research and theory, peer evaluation of leadership behavior by sex role orientation did not differ.  相似文献
