跨职能知识共享对团队创新绩效的影响机制探索   总被引:1,自引:0,他引:1  
以扎根理论的研究方法,从知识有效共享的角度分析了跨职能整合对团队创新绩效的影响。结果证明:(1)成员之间的知识共享是实现跨职能整合和提高产品创新绩效的关键机制;(2)知识共享行为受到创新氛围、共同目标和组织支持的共同影响;(3)认知障碍是观点冲突产生的主要原因,而知识共享有助于冲突的解决。在此基础上,本研究对比了不同管理措施对团队创新绩效的作用,为组织管理实践提供了借鉴。  相似文献

基于知识异质性团队的异质性知识网络是指团队内每个异质性知识成员因原来的学习经历或工作经历所建立起来的跨组织异质性知识网络.本研究旨在探明这一异质性知识网络的互动机制、创新路径与双向动态演变过程.努力将知识管理、社会网络、认知心理学理论结合起来,选择典型的高管团队,研发团队,以现场研究为主,综合运用实验研究和问卷调查等方法对异质性知识网络的三种基本形态、知识流运行特征和模式进行研究.同时考察基于网络交互记忆系统、知识冲突和个人图式拓展的多重创新路径,并在此基础上考察异质性知识网络的双向动态演变过程和相应的结网与优化策略.  相似文献

近年来团队权力分布差异与团队冲突间关系受到了学界较大关注, 但相关研究结果仍存在分歧。通过对70个工作团队的调查, 探讨了团队权力分布差异对团队冲突(任务冲突、关系冲突)作用的边界条件。结果发现, 程序公平调节了两者间关系:当程序公平较高时, 团队权力分布差异与任务冲突、关系冲突负相关; 当程序公平较低时, 团队权力分布差异与任务冲突、关系冲突正相关。此外, 被中介的调节模型分析显示, 团队合法性感知中介了程序公平的上述调节作用。  相似文献

知识型团队的创造力不仅受到团队知识异质性和成员创造力的影响,同时还取决于团队成员之间的认知互动过程。通过391份知识型团队的领导与成员的配对问卷调查,从互动认知的视角,采用多层线性模型分析了认知冲突和任务知识协调对知识异质性与团队及其成员创造力之间关系的影响。研究结果表明,认知冲突在知识异质性和团队及其成员创造力之间有着显著的中介作用;任务知识协调则调节了知识异质性对团队及其成员创造力的影响。当任务知识协调水平高时,知识异质性与团队及其成员的创造力之间的关系均正向显著;当任务知识协调水平低时,知识异质性与团队创造力之间呈倒U型关系,但与个体成员创造力之间的关系并不显著。  相似文献

基于社会认同理论和人际冲突理论相结合的视角,通过对20所中小学校的1342名教师的问卷调查,考察了团队认同在中小学教师组织认同与知识共享关系中的中介作用以及关系冲突对该关系的调节作用。数据分析结果表明:中小学教师组织认同显著正向影响知识共享,团队认同在组织认同与知识共享之间起着部分中介作用,关系冲突显著调节组织认同通过团队认同影响知识共享的间接效应,在低关系冲突的条件下,团队认同在组织认同影响知识共享过程中的中介作用显著,但在高关系冲突的条件下,团队认同的中介作用不明显。  相似文献

模拟课堂教学情境,探讨知识教学中学习者的认知策略与原有知识间的相互关系。研究表明,二者存在明显的相互作用,策略学习只有在学习者具备适当原有知识的基础上才能有效地促进学习;当原有知识缺乏时,策略教学对学习成绩没有显著性影响;原有知识水平的高低可直接影响学生的学习成绩。该结论对于实际教学工作具有一定的指导意义。  相似文献

采用问卷调查法,以珠三角地区高科技企业61个工作团队的387名员工为调查对象,在控制被试的教育水平、工作年限及人口统计学变量后,运用多层线性模型技术考察团队心理安全感、知识分享及成员创新行为之间的关系。结果表明:(1)团队心理安全感对知识分享和成员创新行为具有显著的正向促进作用;(2)知识分享是团队心理安全感与成员创新行为之间的跨层次中介变量。  相似文献

本文基于“差异化-整合化”框架,探讨团队反思训练对团队双元增长的影响(研究1)以及元知识共享与观点采择的中介作用(研究2)。本研究通过对360名新大学生组成的90个课程团队、进行为期3个月(研究1)和656名员工组成的74个创新团队、进行为期1年的追踪调查(研究2),分别构建潜变量增长模型和潜在差分模型对数据进行分析。结果发现:(1)团队反思训练正向影响团队双元增长趋势;(2)元知识共享与观点采择中介了团队反思训练对团队双元增长趋势的正向影响,即当团队接受反思训练后,团队元知识共享与观点采择水平提高,进而使团队双元水平上升。研究支持团队反思在促进团队适应能力、提高双元水平的观点,并在此基础上进一步细化其内在机制。同时,研究对揭示团队双元的动态性与提升复杂性具有积极作用。  相似文献

本研究以来自高科技企业的500名新生代知识员工为样本,采用单因变量多因素方差分析法揭示了工作家庭冲突的人口特征差异,以及不同人口特征变量之间的交互效应。检验结果表明:(1)新生代知识员工的工作家庭冲突存在显著的性别差异与工龄差异,而职位层次差异并不显著;(2)工作家庭冲突的性别差异分别与工龄差异、职位层次差异之间存在显著的二维交互效应;(3)性别差异与工龄差异、职位层次差异之间存在显著的三维交互效应。  相似文献

In seeking to understand factors contributing to team creativity in dynamic environments, we explored the role of external knowledge search on team creativity through absorptive capacity and knowledge integration. We tested our hypotheses with a sample of 96 teams involving 421 employees in China. Results demonstrated that external knowledge search related positively to team creativity, fully mediated by both absorptive capacity and knowledge integration. In addition, environmental dynamism played a moderating role in the relation between external knowledge search and absorptive capacity, as well as in the relation between external knowledge search and knowledge integration. Although deep-level diversity among team members are often discussed as important catalysts of team creativity, little is currently understood about the impact of diversity in team members’ personality on team creativity and team satisfaction. We propose that diversity in team members’ agreeableness would reduce the effectiveness of creative teams through its impact on team conflict experienced. To test our hypotheses, we recruited 93 student teams to participate in a laboratory study where each member had their personality traits assessed before engaging in a team creativity task. We found that diversity in team members’ agreeableness was positively associated with team task conflict experienced which, in turn, was negatively associated with team creativity. Additionally, we found that diversity in team members’ agreeableness was positively associated with team relationship conflict, which, in turn, was negatively associated with team satisfaction. Despite the clear importance of team creativity for organizations, the conditions that foster it are not very well understood. Even though diversity, especially diversity of perspectives and knowledge, is frequently argued to stimulate higher creativity in teams, empirical findings on this relationship remain inconsistent. We have developed a theoretical model in which the effect of a team's diversity on its creativity is moderated by the degree to which team members engage in perspective taking. We propose that perspective taking helps realize the creative benefits of diversity of perspectives by fostering information elaboration. Results of a laboratory experiment support the hypothesized interaction between diversity and perspective taking on team creativity. Diverse teams performed more creatively than homogeneous teams when they engaged in perspective taking, but not when they were not instructed to take their team members' perspectives. Team information elaboration was found to mediate this moderated effect and was associated with a stronger indirect effect than mere information sharing or task conflict. A cross sectional study of 60 student teams examined the impact of team diversity, team interaction processes (planning/organizing) and intrateam conflict on team creativity in a Web site design task. An input–process–output model was used as a theoretical background and it was predicted that team diversity has an indirect impact on team creativity, mediated by planning/organizing and intrateam conflict, as well as a direct impact, with team variety being beneficial for team creativity, and team disparity being detrimental for team creativity. The results support the overall path model and show that the impact of team diversity on team creativity in Web site design is mediated by the team processes and intrateam conflict.  相似文献

The development of new ventures is often based on collective creative efforts. We conceptualize team creativity as a process of looking for and exploring new solutions and examine whether and how CEO leadership fosters creativity in top management teams (TMT). Data collected from senior executive teams indicate that CEO ideational facilitation leadership is positively related to team knowledge sharing, which in turn results in enhanced team exploratory behaviors. These findings bear important theoretical implications for ways in which leaders can enhance creativity in teams and augment the entrepreneurial direction of executive teams.  相似文献

在Cohen和Bacdayan发明的两人TTT纸牌游戏的基础上开发了三人TTT游戏,并以此为实验任务,考察了三人集体问题解决活动能否形成惯例,比较了有问题图式组和无问题图式组之间在惯例和绩效上的差异。实验结果表明:(1)三人问题解决能够形成惯例;(2)有图式组的惯例化程度总体上低于无图式组,而其惯例化程度提高的速度则快于后者;(3)无图式组的绩效高于有图式组,但前期差异显著,后期不显著。这些结果将前人基于两人TTT游戏所做的惯例研究进一步拓展到三人情境,证实了三人互动中惯例的生成,为研究涉及更多人互动的真正意义上的组织惯例奠定了基础;阐明了知识,特别是前人在组织惯例研究中所忽视的陈述性知识,对于惯例形成和绩效提升的影响,并揭示了其在组织管理和决策活动中的实际意义。  相似文献

The purpose of this study was to use faultline theory to examine the effects of gender diversity on team creativity. Results from 80 teams working on an idea generation task indicated that the activation of gender faultlines negatively affected the number and overall creativity of ideas. However, gender faultlines that were not activated had no effect. Results also indicated that the relationship between activated gender faultlines and team creativity was partially mediated by the level of conflict within the team. Specifically, emotional conflict partially mediated the effects of activated gender faultlines on the number of ideas generated. Implications are discussed, as well as possible limitations and directions for future research.  相似文献

We developed a multi‐level model to test how team cultural diversity may relate to team‐ and individual‐level creativity, integrating team diversity research and information‐exchange perspective. We proposed that the team climate for inclusion would moderate both the relationship between cultural diversity and team information sharing and between cultural diversity and employee information elaboration. We collected time‐lagged data from 384 members and their leaders within 57 multicultural work teams. The results showed that team cultural diversity was positively related to both team creativity and individual creativity through team information sharing and employee information elaboration, respectively. We also found that the indirect positive relationship with team creativity and individual creativity was stronger for team cultural diversity when climate for inclusion of multicultural work teams was stronger.  相似文献
