As women continue to enter and advance within management ranks, how gender and leadership style influence subordinate satisfaction remains a significant issue. This paper reports on an experiment that analyzed the effects of gender and leadership style on subordinate satisfaction. While subjects were more satisfied in democratically led groups, gender of leader did not significantly affect satisfaction. Female subordinates were more dissatisfied than males in autocratically led groups.  相似文献

As multinational organizations increase operations in emerging economies, firms need to understand how cultural values prevailing in a host country can influence leadership practices developed and practiced in Western economies. This study explores the relationships among leadership styles and salespeople's attitudes and behaviours with data from salespeople in India with power distance measured at the individual level. Results suggest that for employees' instrumental leadership is more effective in promoting employee effort and increasing job performance. In addition, the relationship between satisfaction with supervisor and turnover intentions is weaker or insignificant, while the relationship between satisfaction with supervisor and effort is stronger for employees in higher power distance organizations. The study highlights cultural sensitivities that need to be considered in formulating an effective leadership style in emerging market contexts.  相似文献

A 2×2×2 factorial design was employed to examine the influence of instructed leadership style, sex of leader, and sex of followers on leader behavior, subordinate satisfaction, and productivity in a simple task. In general, male and female leaders were equally able and equally willing to display autocratic and democratic leadership styles if so instructed. Similarly, leader sex did not have a significant influence on subordinate satisfaction or productivity either by itself or in interaction with leadership style or follower sex.  相似文献

Servant leadership is widely believed to be a multidimensional construct. However, existing measures of servant leadership typically suffer from highly correlated dimensions, raising concerns over discriminant validity. We set out in this study to examine the dimensionality of the hypothesized six-factor Servant Leadership Behaviour Scale (SLBS) and validate a hierarchical model of servant leadership. Using structural equation modelling, convergent and discriminant validity of the higher-order servant leadership construct was examined in relation to measures of character-related behaviour, Machiavellian leadership orientation, and social desirability. Our findings suggest that the SLBS assesses a single, higher-order construct of servant leadership with evidence of construct validity and absence of social desirability bias. The high correlation between servant leadership and character-related behaviour supports our expectation that servant leadership reflects in large part the character strength of the leader.  相似文献

All-male and all-female groups discussed a case history and provided a statement of their analysis of the case The relationship between leadership style, as measured by Fiedler's Least Preferred Co-worker (LPC) instrument, and task effectiveness (quality of the statement) was investigated for both the top task contributor and the best-liked member of the group LPC of the top task contributor did not relate to task effectiveness. In the role-differentiated groups, LPC of the best-liked member related positively to task effectiveness in the male groups (p < .05) and negatively in the female groups (p < .01) For the male groups, questionnaire data were consistent with the interpretation that the relationship between LPC of the best-liked member and task effectiveness was mediated by the ability of the high-LPC best-liked member to reduce interpersonal tension that interfered with task effectiveness. LPC of die best-liked member of the female groups was related to intermember attraction LPC did not affect role recruitment.  相似文献

The study examined the effects of leader sex, subordinate sex, and subordinate performance on leaders' use of influence strategies. Forty-two male and 42 female engineering undergraduates participated in role-playing situations. Relative to females, males reported a greater likelihood of using such influence strategies as negative sanction, assertiveness, reward, and exchange. In general, subjects tended to employ more of negative sanction and assertiveness and less of reward and exchange when dealing with poorly performing subordinates than with well-performing subordinates. While the subordinate sex had little impact, few interactions were noted. Many universities have experienced financial hardships during the recent economic downturn. To save money, several have resorted to laying off employees, which has often resulted in increased work and stress for the remaining employees. Such an increase has the potential to adversely affect employees' sense of job satisfaction. This study created and tested the fit of a conceptual model containing role stress and interrole conflict as a way to account for employees' job satisfaction. The model demonstrated an acceptable fit to the data and contained several significant paths. Implications of the results, study limitations, and future directions for research are discussed.  相似文献

Although role theory has long described how expectations shape role behavior, little empirical research has examined differences among work role requirements and how features of the discrete occupational context may influence the extent to which role expectations are shared among role holders. The authors examined consensus in work role requirements from a sample of over 20,000 incumbents across 98 occupations. They found that consensus systematically decreased as work role requirements ranged from molecular tasks to responsibilities to molar traits. In addition, they found that consensus in these work role requirements was significantly influenced by the amount of interdependence, autonomy, and routinization present in the surrounding task and social contexts.  相似文献

Using a longitudinal sample of MBA graduates, the present study investigates why employees who are high in positive affect (PA) sometimes display higher rates of turnover, as well as the consequences of frequent turnover for long‐term satisfaction. Results show that high PA employees had higher salary expectations than other employees, and that the relationship between low salary and frequent turnover in the 4 years following graduation was stronger among employees higher in PA. High PA employees who changed organizations more frequently in the first 4 years following graduation reported lower job satisfaction and lower life satisfaction 8 years into their careers, a trend that was reversed for low PA employees.  相似文献

The effects of transformational leadership and satisfaction were studied along with their interconnected effects (mediation and moderation) on commitment to change in the life insurance industry in two samples, sales managers and salespersons. A multiple mediated-moderated regression approach showed mediation and moderation to have statistically significant main effects on change commitment. Transformational leadership and satisfaction made a more important contribution to change commitment while job satisfaction had a mediating and moderating role that could enhance the relationships between leadership and change commitment. This information is of importance in building successful change commitment associations with customers.  相似文献

Abstract

Forty-seven marital therapy couples completed inventories measuring unrealistic beliefs about self and unrealistic beliefs about marital relationships. In addition, they completed questionnaire measures of their expectations and goals for therapy and their levels of marital satisfaction. As hypothesized, the clients' unrealistic beliefs, particularly those regarding relationships, were negatively associated with their estimated chance for improvement in therapy, desire to improve rather than terminate the relationship, preference for marital versus individually oriented treatment, and overall marital satisfaction. These results are consistent with the theoretical rationale for cognitive therapy with clinical couples and suggest specific targets for intervention in this process. Directions for future research are discussed.  相似文献

The present study examines the antecedents of burnout and job satisfaction among counselors employed in workplace settings. Workplace counselors face the unique demands of managing dual client relationships (individual and organization) within the counseling setting. Antecedents of the job‐related outcomes of burnout and satisfaction are likely to vary from other counseling settings as a function of these unique demands. Survey results from 82 workplace counselors indicated that role conflict was a significant predictor of the experience of burnout and that intrinsic job satisfaction was significantly predicted by the counselors' perceptions of job challenge, as well as by the level of organizational knowledge.  相似文献

In 3 studies, the authors tested the predictors of income satisfaction, examining whether discrepanc between the things people have and the things they desire predict satisfaction. Study 1 manipulated the desirability of items that can be purchased with participants' income, and showed that their satisfaction with that income depended on the desirability of these items. Study 2 demonstrated that whether people's income enabled them to purchase the things they desired influenced their satisfaction with income. Study 3 found that the effect of comparisons with a person's past on income satisfaction is completely mediated by one's desires; and the effect of social comparison on income satisfaction is partially mediated by desires. Thus, desires play a pivotal role in determining people's satisfaction with income.  相似文献

This research investigated the relationships between technology, interdependence, job characteristics, and employee satisfaction, performance, and influence. Technology was operationalized at the individual level of analysis to include the dimensions of input uncertainty, conversion uncertainty, and output uncertainty. Pooled, sequential, and reciprocal interdependence was assessed. The results indicated that input and conversion uncertainty and interdependence were strongly related to such job characteristics as autonomy, skill variety, task identity, task significance, and task feedback. While the job characteristics related positively to employee satisfaction, input and conversion uncertainty related negatively to satisfaction, thus creating a mutual suppression effect. Although the uncertainty dimensions did not relate significantly to performance, there is some evidence that this negative relationship was being suppressed by the positive relationship between job characteristics and performance. Both the job characteristics and the technology dimensions related positively to influence. Results were discussed in terms of appropriate matches between technology and job characteristics.  相似文献

Questionnaire measures of attachment, communication patterns, and relationship satisfaction were administered to 361 married couples, sampled across the life cycle of marriage. Individuals who were secure in attachment (defined in terms of comfort with closeness and low anxiety over relationships) tended to be paired with secure spouses. Security of attachment was associated with one's own relationship satisfaction, although husbands' satisfaction was related primarily to the anxiety dimension. The most consistent effect of partners' attachment was an inverse relationship between wives' anxiety and husbands' satisfaction. The negative effect of wives' anxiety on perceived relationship satisfaction (for both partners) was evident primarily for couples in which husbands were uncomfortable with closeness. The association between attachment dimensions and relationship satisfaction was largely mediated by communication patterns for wives, but only partially mediated by communication patterns for husbands; for both husbands and wives, a measure of mutually constructive communication emerged as the strongest correlate of satisfaction. These findings were generally consistent across the life cycle of marriage, and they are important in clarifying the nature of the link between attachment and satisfaction in a broad sample.  相似文献
