本研究借助于自编的学校组织气氛量表和教师工作绩效量表,通过对分层随机抽取的378名教师进行了调查,探讨了学校组织气氛与教师工作绩效的关系,结果发现学校组织气氛与教师工作绩效相关非常显著。回归分析和差异检验的结果进一步揭示:学校组织气氛是教师工作绩效的较好预测变量。其中,教学气氛是教师工作绩效的显著预测变量。同时,本研究还发现学校组织气氛对教师任务绩效影响非常显著,但对教师情境绩效影响不显著。  相似文献

通过对从事人力资源管理工作的公务员、软件工程师、网络编辑和报纸广告销售人员四个职业的272名任职者调查数据的层次回归分析,文章发现控制了职业和人口统计学变量的影响之后,工作满意度、情感承诺和工作投入三个工作态度变量对工作技能的重要性和水平评价有显著影响。进一步对比发现,工作满意度对于技能的重要性和水平评价的影响效应较大。该研究对多个职业的分析结果拓展了人们对工作分析结果影响因素的认识,并对未来工作分析研究和实践有重要的启示作用  相似文献

研究一,采用单因素组间设计(合作组、名义组、个人组)检验创造性任务情境下是否存在社会惰化效应,结果显示:合作组状态下个体努力水平显著低于名义组,与个人组差异不显著;研究二,采用三因素组间设计(4×2×3)探讨创造性任务情境下社会惰化影响因素,结果显示:目标难度、绩效评估变量主效应显著且存在交互作用,而中期评估变量主效应不显著。研究结果提示:高难度目标、评估个体对群体的贡献可减弱创造性任务情境下的社会惰化效应。  相似文献

基于42篇文献的64项独立研究, 总样本量为22843人的数据, 对工作时间与工作绩效的非线性关系进行了元分析。结果发现:(1)工作时间与任务绩效、关系绩效之间存在显著的倒U型关系; (2)国家类型的调节作用显著:相对于西方欧美国家, 工作时间与任务绩效、关系绩效的倒U型关系在中国更为显著; (3)产业类型的调节作用显著:相对于劳动、资本密集型产业, 工作时间与任务绩效的倒U型关系在知识密集型产业中更为显著; (4)年龄的调节作用显著:相对于高年龄水平, 工作时间与任务绩效的倒U型关系在低年龄水平群体中更为显著; (5)性别的调节作用显著:相对于低男性比例, 工作时间与关系绩效的倒U型关系在高男性比例群体中更为显著。结果不仅基于元分析厘清了工作时间与工作绩效的倒U型关系效应, 而且为劳动法中工时规定(例如周均工作时间不超过44小时)的合理性提供了科学依据, 警示组织注意工作时间对工作绩效的“过犹不及”效应。  相似文献

“大五”个性因素模型是目前一种个性分类理论模型 ,它以外向、情绪稳定性、责任意识、随和、开明性等五个因素来描述正常人群的个性特征。本文探讨了在工作情境中运用“大五”模型预测工作绩效 (个体 /团队 )的效度问题。大量的研究表明 ,责任意识能在不同的职业中用来预测个体工作绩效 ;“大五”因素能有效地预测周边绩效 ,但并不是所有的个性因素都能预测任务绩效 ;团队成员的个性组成对团队绩效有显著影响 ;个性与绩效间的关系受到缓冲变量的影响。  相似文献

基于183项实证研究, 采用元分析法综合考察了领导授权赋能与领导有效性的关系, 包括个体工作态度与绩效(145个样本, 50509名员工)、团队绩效(47个样本, 4856个团队)和组织绩效(9个样本, 1090家企业)。结果表明:领导授权赋能与工作满意度、组织承诺和主观幸福感显著正相关, 与离职倾向、倦怠&压力显著负相关, 与个体(团队)绩效及其各维度显著正相关, 与反生产行为显著负相关, 但与组织绩效的正向关系不显著。其中, 主观幸福感、团队绩效、团队任务绩效的样本文献可能存在出版偏倚, 其元分析结果很可能被高估。在东西方差异上, 领导授权赋能与个体(团队)绩效、个体(团队)任务绩效的相关性均属东亚样本更强、欧美样本更弱, 而与个体(团队)创新绩效、个体(团队)关系绩效之间无显著差异。然而, 团队创新绩效的欧美样本和团队关系绩效的东亚样本仅1份, 故其东西方比较结果可能存在不稳定及不可靠性。此外, 领导授权赋能的量表、数据类型显著调节了领导授权赋能与个体绩效的关系, 行业类型的调节效应不显著。研究结果为领导授权赋能与领导有效性的研究给出了新的阶段性定论。  相似文献

经典动机理论认为高期望能提高绩效水平,本研究结合调节定向理论进一步回答这种效应"何时"存在或"如何"产生的问题。研究1通过测量期望水平、并用任务框架操作调节定向,检验了情景启动的调节定向对期望与行为间关系的影响;研究2采取更严格的被试内设计通过任务难度操作期望,考察了作为个体长期差异的调节定向的作用。结果表明:①调节定向调节成功期望与绩效之间的关系:对于促进定向,成功期望与绩效正相关;对于预防定向,期望与绩效相关不显著。②动机可以部分解释调节定向与期望的交互作用机制:高水平的成功期望会提高促进定向个体的动机强度,进而产生高的绩效结果;其对预防定向个体的动机强度的影响不显著。  相似文献

基于社会交换理论和分心冲突理论,本研究探讨了社交媒体使用对员工工作绩效影响的作用机制。通过“领导者-下属”配对的问卷调查法对147名员工进行调查,采用Bootstrap检验对模型中的多重中介效应进行检验。结果发现:(1)社交相关的社交媒体使用与员工工作绩效各维度间显著正相关;(2)社交相关的社交媒体使用对工作绩效不同维度的影响存在显著差异,通过增加人际信任对工作奉献和任务绩效产生影响,通过缓解关系冲突对人际促进和任务绩效产生影响。  相似文献

选取314对公司员工-上司配对被试作为研究对象,采取问卷调查的方法,探讨员工谏言行为对工作结果变量(工作绩效、工作满意度、组织承诺)是否有积极的影响作用。分析结果表明,员工谏言行为对工作绩效和工作满意度有显著正向预测作用,而对组织承诺没有显著作用;与组织公民行为进行比较分析的结果显示员工谏言行为能更好地预测工作绩效,而组织公民行为是更为宽泛的概念,对工作绩效、工作满意度、组织承诺都有一定的预测作用。  相似文献

以往个体和团队冲突研究主要考察了个人特征或团队特征对冲突结果的影响, 而尚未充分关注冲突管理过程中个体特征与团队特征间的交互效应。基于个人-团队匹配理论, 本研究探讨了个体层面宜人性与团队层面宜人性异质性对团队中个体冲突(关系冲突、任务冲突)和工作绩效间关系的影响。基于来自64个银行服务团队(包含339名下属和64名主管)的多来源、多时点纵向数据, 本研究所得结果显示:(1)关系冲突显著负向影响工作绩效, 任务冲突对工作绩效的影响不显著。(2)个体宜人性能够显著减弱关系冲突对工作绩效的负面影响, 而增强任务冲突对工作绩效的正向影响。(3)关系/任务冲突、个体宜人性和团队宜人性异质性间存在着三重交互效应, 共同影响工作绩效。具体而言, 当团队宜人性异质性水平较低时, 个体宜人性对关系/任务冲突与工作绩效间关系的调节作用更加显著。  相似文献

It is common for job analysts to solicit information from incumbents and supervisors (Subject Matter Experts or SMEs) when conducting a job analysis. These SMEs are asked to provide ratings on salient dimensions (e.g., frequency and importance of tasks that comprise the job). In constructing samples of SMEs for this purpose, it is reasonable to consider any possible influences that might bias or systematically influence the task ratings. The present paper considers the possible influence of SME demographic characteristics on task ratings of frequency. The tasks comprising the job of patrol officer in a large city were rated for frequency by approximately 700 incumbents. These ratings were gathered in two different years, 1982 and 1984. The total data set was used to conduct a components analysis of the 444-item task inventory. The first eight principal components were considered the dependent variables and four demographic characteristics the independent variables in an analysis of the 1982 data set. Analysis of variance and follow-up tests indicated that incumbent experience had a substantial influence on task ratings. Educational level and race had minimal effects on ratings. The sex factor was confounded by the experience factor, making interpretation of the sex effect equivocal. Mechanisms that might account for the experience effect are discussed. It was concluded that incumbent experience is a salient issue in job analysis using SME groups.  相似文献

The present study examined the relationship between job characteristics and mental health by testing the mediating role of psychological empowerment. Data were obtained on a sample of middle level Indian managers (n=290) from two manufacturing organizations of North India. Results of the hierarchical regression analyses revealed that all the core job characteristics significantly positively predicted psychological empowerment and mental health after controlling for the effects of demographic variables. The results also showed that psychological empowerment significantly positively predicted mental health over and above the demographic variables. The mediated regression analyses procedure developed by Baron and Kenny (Journal of Personality and Social Psychology 51:1173–1182, 1986) was used to test the mediating effect of psychological empowerment. Results of mediated regression analyses indicated that psychological empowerment significantly mediated the relationship between overall job characteristics and mental health. Further it partially mediated the relationship between core job characteristics (skill variety, task identity, task significance, feedback from work) and mental health. In addition the Sobel test for mediation confirmed the statistical significance of the mediated relationships. The implications of the findings are discussed in order to confirm the importance of core job characteristics to empower employees.  相似文献

This investigation examined the relationship between SME job experience and job analysis ratings. Managerial job incumbents (N = 209) provided job analysis ratings which measured 9 task frequency and 6 skill importance components. Job experience was operationalized as both job tenure and residualized job tenure (i.e., statistically-controlled for SME characteristics correlated with job tenure). Respondents were categorized into low, medium, and high groups for each tenure measure. MANOVA results indicated that task ratings differed across residualized tenure groups, while skill ratings did not. Statistical control of the job tenure measure made a substantial difference in results. For the non-residualized tenure groups, findings were reversed: skill ratings differed across non-residualized tenure groups, while task ratings did not. The results of this research are integrated with the existing literature and implications for future research and practice are offered.  相似文献

Political skill is the ability to understand others and use that knowledge to influence others to act in ways that enhance one's personal and/or organizational objectives. The Political Skill Inventory ( Ferris et al., 2005 ) assesses this talent, and has potential for use in personnel decision making. However, central organizational stakeholders are concerned about the distortion of self‐rating scores in job application; consequently, we examined the effects of a job application situation on self‐ratings of political skill in a field experiment with 205 job incumbents. The findings showed consistently that the relationship of self‐ratings of political skill and job performance ratings by supervisors (ρ=.30, p<.01) were not distorted in job application. 在全面回顾工作绩效及其影响因素的基础上,通过关键事件方法和问卷调查方法,对来自全国的1066位雇员进行了施测,运用AMOS软件,对工作绩效结构进行验证性因素分析,并对文中提出的假设进行了检验。之后,提出并验证了影响员工工作绩效的态度因素及整合模型。研究结果显示:工作满意度、组织承诺和目标定向对工作绩效的各个子维度的影响是不一致的。工作满意度越高,员工的工作绩效越好;另一方面,组织承诺和目标定向对雇员工作绩效各个子维度的影响不一致。文章最后对全文进行了总结,并对后续研究给出了建议  相似文献

The present study is an attempt to devise reliable and valid measures of job-relevant basic English proficiency to be applied in the prediction of job performance and promotability in an entry-level manual labor job dominated by workers whose native language is not English. An audio test and a reading test were developed to assess the ability to understand spoken English and written English respectively using job relevant material. Results showed that both tests demonstrated high predictive validity for the criteria of supervisory assessments of incumbents' English proficiency on the job, overall job performance, and promotability. In predicting ratings of overall job performance and promotability, each test provided incremental validity over the predictability provided by the other test. In addition, the tests also provided incremental validity in predicting promotability over the predictability provided by overall job performance.  相似文献

A review of research on job performance suggests 3 broad components: task, citizenship, and counterproductive performance. This study examined the relative importance of each component to ratings of overall performance by using an experimental policy-capturing design. Managers in 5 jobs read hypothetical profiles describing employees' task, citizenship, and counterproductive performance and provided global ratings of performance. Within-subjects regression analyses indicated that the weights given to the 3 performance components varied across raters. Hierarchical cluster analyses indicated that raters' policies could be grouped into 3 homogeneous clusters: (a) task performance weighted highest, (b) counterproductive performance weighted highest, and (c) equal and large weights given to task and counterproductive performance. Hierarchical linear modeling indicated that demographic variables were not related to raters' weights.  相似文献

There has been a resurgence of interest in using cognitive and personality factors to improve prediction of job performance. Small gains in prediction efficiency can have enormous benefits for organizations that make many employee placements. It is prohibitively expensive to conduct empirical validity studies for every newly proposed factor for every job. A cost-effective alternative is the method of expert judgments in which subject matter experts (SMEs) rate the importance of various abilities for task components. This rational specification technique was applied to four Air Force enlisted and four officer occupations using the survey mail-out method to obtain SME ratings of the importance of various abilities for successful job performance. Tasks (e.g., calculate serial dilutions, evacuate refrigerant subsystems) were grouped by verbs to define activity modules. Reliable and reasonable ratings of the importance of abilities were obtained by the survey mail-out method.  相似文献

According to career construction theory, continuous adaptation to the work environment is crucial to achieve work and career success. In this study, we examined the relative importance of career adaptability for job performance ratings using an experimental policy-capturing design. Employees (N = 135) from different vocational backgrounds rated the overall job performance of fictitious employees in 40 scenarios based on information about their career adaptability, mental ability, conscientiousness, and job complexity. We used multilevel modeling to investigate the relative importance of each factor. Consistent with expectations, career adaptability positively predicted job performance ratings, and this effect was relatively smaller than the effects of conscientiousness and mental ability. Job complexity did not moderate the effect of career adaptability on job performance ratings, suggesting that career adaptability predicts job performance ratings in high-, medium-, and low-complexity jobs. Consistent with previous research, the effect of mental ability on job performance ratings was stronger in high- compared to low-complexity jobs. Overall, our findings provide initial evidence for the predictive validity of employees' career adaptability with regard to other people's ratings of job performance.  相似文献
