初始信念、组织诱引对员工心理契约变化的影响   总被引:4,自引:0,他引:4  
心理契约是员工——组织关系的重要形式,组织中的心理契约是发展变化的。该研究采用追踪设计,以189名大学本科毕业生为研究对象,考察员工入职前初始信念和入职后组织提供的诱引因素以及两者之间的交互作用如何影响员工对组织义务感的改变。研究发现:组织支持对关系型义务感和交易型义务感的变化都有明显的影响作用,其对关系型义务感的影响强于对交易型义务感的影响;员工入职前初始信念对员工义务感发展的影响作用受到组织诱引包括工作奖赏和组织支持的调节  相似文献

以361名企事业员工为被试,采用问卷法和结构方程建模分析方法探讨了组织公平、角色压力、组织支持感和组织承诺对工作投入的影响及其途径。结果表明:角色压力、组织公平与组织支持感均对工作投入和组织承诺有较好的预测效力。经检验,组织公平和组织支持感对工作投入产生显著的间接影响,组织承诺则主要表现为直接影响;而角色压力对于工作投入既有直接影响,又存在间接影响。  相似文献

研究采用问卷法,以安徽、天津的培训机构中的401名在职员工为研究对象,以组织支持感作为中介变量,以积极心理资本作为调节变量,从资源保存理论的视角探讨了职场排斥对员工建言行为的影响。研究结果表明:(1)职场排斥对员工的建言行为具有负向预测作用,职场排斥水平越高,其建言行为水平越低。(2)组织支持感在职场排斥与建言行为之间起中介作用,职场排斥通过组织支持感影响员工的建言行为。(3)组织支持感的中介作用受到积极心理资本的调节,积极心理资本会增强组织支持感的中介作用。  相似文献

基于积极心理资本理论和情感事件理论相结合的理论视角,研究采用两阶段追踪问卷调查方法收集数据,探讨了心理资本与员工建言行为的关系以及变革开放性和组织支持感在这个过程中的作用机制。数据分析结果表明:员工心理资本显著正向影响建言行为,变革开放性在心理资本与建言行为之间起着部分中介作用,组织支持感显著调节心理资本通过变革开放性影响建言行为的间接效应,在高组织支持感的条件下,变革开放性在心理资本影响建言行为过程中的中介作用显著,但是在低组织支持感的条件下,变革开放性的中介作用不明显。。  相似文献

为了考察真实型领导影响员工工作投入的内在作用机制,采用真实型领导行为量表、职业认同量表、情感承诺量表、组织支持感量表和工作投入量表对308名企业员工进行施测,结果发现:(1)真实型领导通过职业认同、情感承诺和组织支持感的间接作用对员工的工作投入产生影响;(2)职业认同、情感承诺和组织支持感在真实型领导影响员工工作投入的过程中起完全中介作用。  相似文献

社会交换理论被引用来研究组织中的两种交换:员工与所在组织之间的交换——“感受组织支持”(POS)和员工与直接上司之间的交换——“领导—成员交换”(LMX)。以往的研究侧重于“直接交换”,即:从POS和LMX到员工工作产出的直接回归。该文以员工的组织情感承诺和工作满意感为中介变量,考察POS和LMX对员工工作产出的间接影响。在919份有效问卷的基础上,通过结构方程模型的比较,结果发现:组织情感承诺和工作满意感的确可以在POS和LMX与员工工作产出之间承担全部或部分中介的角色。这说明,员工与组织之间、上司与下属之间的交换只有小部分是“直接交换”,大部分则属于“间接交换”。最后,作者讨论了这些新发现的理论意义和实践意义,并指出了该研究的不足之处。  相似文献

主管支持感是指员工对主管重视他们贡献、关心他们福祉的程度的总体看法。相关的实证研究表明主管支持感对员工的工作态度、工作绩效与行为以及心理压力与紧张等相关工作结果变量均存在一定的影响;而个体特征与工作特征方面的相关因素则对主管支持感具有一定的预测力。该文对组织行为学与人力资源管理领域有关主管支持感的相关研究进行了较为全面的总结,并在此基础上指出未来的研究有必要加强主管支持感的形成与干预机制等三方面问题的探讨  相似文献

Four hundred thirteen postal employees were surveyed to investigate reciprocation's role in the relationships of perceived organizational support (POS) with employees' affective organizational commitment and job performance. The authors found that (a) POS was positively related to employees' felt obligation to care about the organization's welfare and to help the organization reach its objectives; (b) felt obligation mediated the associations of POS with affective commitment, organizational spontaneity, and in-role performance; and (c) the relationship between POS and felt obligation increased with employees' acceptance of the reciprocity norm as applied to work organizations. Positive mood also mediated the relationships of POS with affective commitment and organizational spontaneity. The pattern of findings is consistent with organizational support theory's assumption that POS strengthens affective commitment and performance by a reciprocation process.  相似文献

首先通过对46名在职MBA研究生的开放式问卷数据进行质性分析, 归纳探索出了基于我国国情的组织创新气氛的基本结构, 并参定预试测332份数据的反馈结果编制了组织创新气氛问卷。483份有效数据的探索性因素分析发现组织创新气氛是一个包括激励机制、领导躬行、团队协力、上级支持、资源保障、组织促进、自主工作等在内的七因素模型。为进一步验证该结构的有效性, 我们在10家企业共获得有效数据413份, 进行了验证性因素分析, 结果显示: 基于中国文化背景编制的组织创新气氛问卷具有良好的效度和信度; 同时, 运用层次回归分析还发现, 组织创新气氛在员工创新能力与创新绩效关系中具有显著的调节作用。  相似文献

Three studies investigated the relationships among employees' perception of supervisor support (PSS), perceived organizational support (POS), and employee turnover. Study 1 found, with 314 employees drawn from a variety of organizations, that PSS was positively related to temporal change in POS, suggesting that PSS leads to POS. Study 2 established, with 300 retail sales employees, that the PSS-POS relationship increased with perceived supervisor status in the organization. Study 3 found, with 493 retail sales employees, evidence consistent with the view that POS completely mediated a negative relationship between PSS and employee turnover. These studies suggest that supervisors, to the extent that they are identified with the organization, contribute to POS and, ultimately, to job retention.  相似文献

The authors reviewed more than 70 studies concerning employees' general belief that their work organization values their contribution and cares about their well-being (perceived organizational support; POS). A meta-analysis indicated that 3 major categories of beneficial treatment received by employees (i.e., fairness, supervisor support, and organizational rewards and favorable job conditions) were associated with POS. POS, in turn, was related to outcomes favorable to employees (e.g., job satisfaction, positive mood) and the organization (e.g., affective commitment, performance, and lessened withdrawal behavior). These relationships depended on processes assumed by organizational support theory: employees' belief that the organization's actions were discretionary, feeling of obligation to aid the organization, fulfillment of socioemotional needs, and performance-reward expectancies.  相似文献

通过对398名企业员工的问卷调查,探讨了组织支持感(POS)和领导—部属交换(LMX)在心理契约破坏感对员工工作态度和行为影响中的中介作用。结果表明:(1)POS在心理契约破坏感与员工工作态度(组织认同和留职意愿)的关系中起中介作用,但POS只能部分中介心理契约破坏感与留职意愿的关系。(2)LMX在心理契约破坏感与员工组织公民行为(利他行为、个人主动性、人际和谐和保护公司资源)间起完全中介作用。(3)LMX对员工的工作态度(留职意愿和组织认同)不具有直接的影响作用,它主要是通过POS的中介对其产生间接的影响  相似文献

The present study considers the importance of analyzing what very powerful or influential people think about their employees. We assumed that belonging to a specific category has a differential effect on the perception of others' thoughts in the organization ("meta-representation"). Therefore, experts in organization and human resources from diverse organizations and institutions assessed seven dimensions which structure the organizational image (context, structure, organizational processes, working climate, culture, satisfaction and efficacy). The results showed that belonging to a group (managers or leaders, academicians, consultants, technicians or employees' representatives) modulated the meta-representation, as the experts' opinion about what they think that the employees consider important was related to their group. This was specifically the case for the managers' and leaders' representations, which differed from the other groups and especially from that of the technicians and employees' representatives. Although the positive psychology tradition emphasizes the importance of a balanced approach regarding individual strengths and weaknesses, there is no valid instrument to measure these phenomena in organizations. The purpose of the present studies is to develop and validate an instrument that measures four dimensions, namely perceived organizational support (POS) for strengths use, POS for deficit correction, strengths use behaviour, and deficit correction behaviour. In study 1 and 2, the Strengths Use and Deficit COrrection (SUDCO) questionnaire was developed and tested for its factor structure, reliability, and convergent and criterion validity in two samples of South African employees (N = 338 and N = 361, respectively). In study 3, the convergent and criterion validity of the SUDCO were examined in a sample of Dutch engineers (N = 133). Results indicated that the intended dimensions of strengths use and deficit correction can be measured reliably with 24 items and showed convergent validity. Moreover, POS for strengths use and strengths use behaviour correlated positively with self- and manager-ratings of job performance, supporting the criterion validity of these scales. As expected, POS for deficit correction and deficit correction behaviour were unrelated to the performance ratings.  相似文献
