在控制了个体人口统计学变量和排除组织水平变量的影响下,探讨了电厂设计和编辑两个职位任职者的任务绩效水平对于他们Occupational Information Network (以下缩写为O*NET)工作分析问卷评价结果的影响。层次回归结果发现,控制了相关因素后,发电厂设计人员的任务绩效水平能显著影响其对技术性技能的水平评价,编辑的任务绩效水平能显著影响信息处理的重要性评价和水平评价,在一定程度上证实了“工作分析结果差异来源于真实差异”的理论  相似文献

Tversky and Kahneman (1991) extended the notions of reference points and gain/loss asymmetry to multiattribute choice tasks having alternatives that cannot be assigned explicit probabilities. Two experiments were designed to test these propositions in the context of choices among job finalists. In the first experiment, undergraduates (N= 82) were provided with attribute information on two job candidates, along with (incomplete) attribute information on a previous job incumbent. The results showed that the relative standing of the job finalists was evaluated from the reference point of the incumbent's performance on the non-missing attributes. Candidates representing the status quo (i.e., no change in performance on the non-missing attributes) were preferred over candidates representing a loss. However, candidates representing a gain were not preferred over candidates representing the status quo. In the second experiment, undergraduates (N= 74) received assessor training and then watched a demonstration of performance in one of two work samples. Participants told that the demonstration was one of excellent performance strongly preferred the status quo candidate (i.e., the one that performed equally well on the demonstration work sample). However, participants told that the example was one of poor performance were indifferent between the status quo and gain candidate. We conclude that the gain/loss asymmetry commonly found in risky choice can also be found in riskless choice tasks such as choosing among job finalists.  相似文献

The Armed Services have undertaken a Joint Services Project to develop prototype methods for measuring job performance and, if feasible, to link enlistment standards to on-the-job performance. As one step toward meeting the first purpose of the project, our study assessed the reliability of scores on four measures of job performance of machinist mates in the Navy: a hands-on performance test, a paper-and-pencil job knowledge test, job task perform- ance ratings, and global ratings. Generalizability theory was used to estimate the reliability of the measures and to improve the design of each. The generalizability analyses investigated the consistency of performance scores over observers, tasks (equipment operation, casualty control, preventative maintenance), and types of raters (supervisor, peer, and self). Recommenda- tions about the optimal designs of studies for decision making (e.g., pre- dicting hands-on performance scores from the other measures of job perform- ance) were based on the findings.  相似文献

In this three-wave study (N = 288), we examined whether job crafting intentions and work engagement led to actual job crafting behaviours and, in turn, to higher levels of prospective work engagement and job performance. We used the Job Demands-Resources model as a theoretical framework and defined job crafting as the self-initiated changes that employees make in their job demands and resources. One month after reporting their job crafting intentions, respondents rated their actual job crafting behaviours. Again one month later, they rated their levels of work engagement, in-role performance, and organizational citizenship behaviour towards individuals (OCBI). Results of structural equation modelling showed that job crafting intentions and work engagement significantly related to actual job crafting, which, in turn, related to higher levels of work engagement, while controlling for job characteristics. Results further showed that engaged employees performed better on their in-role tasks but did not perform more OCBIs. The findings suggest that employees can increase their own work engagement and job performance through job crafting.  相似文献

Based on research regarding the role of attitudinal ambivalence in the validity of attitudes in predicting behavior, we propose job ambivalence as a promising concept for job satisfaction research. In particular, we argue that job ambivalence (i.e., coexistence of positive and negative evaluations of one's job) may moderate the relationship between job satisfaction and job performance. Results of a study conducted with managers of an IT company show, as predicted, that job satisfaction is a better predictor of job performance (i.e., higher satisfaction related to higher performance) when individuals experience low job ambivalence, as compared to when individuals experience high job ambivalence. Implications for future research are discussed.  相似文献

This study examines the relationships between job satisfaction and the effectiveness of the performance of first-year school counselors. Co-workers and administrators rated the counselors' effectiveness in 6 job activities, and clients rated the counselors in 3 aspects of the counseling interview. The performance ratings were correlated with the counselors' job satisfaction in 8 areas. Several job satisfaction dimensions were related to effective performance of selected activities by the co-workers, administrators, and clients. Satisfaction with their future and security in the job, relations with associates, involvement in the job, and training for the job were the dimensions most frequently related to job satisfaction. The nature of the relationships among the criteria of effective performance indicated that 3 groups had different perceptions of the counselor.  相似文献

This research effort produced a task-based measure of job performance using data from existing Air Force occupational surveys. Previous performance measures col- lected in the field during the Air Force Job Performance Measurement (JPM) program were time consuming and expensive because they involved hands-on observation and measurement. The alternative, low-cost, readily available measure developed in this study accounted for the number and difficulty of job tasks performed by an airman and was validated against data from the JPM program using airman aptitude and experience as predictor variables. Results showed that the occupational task-based performance measure rank ordered airmen similarly to the JPM measure in terms of average performance, suggesting its value as a more cost-effective measure of work productivity.  相似文献

工作重塑是组织行为学中新近出现的一个热点话题,是指员工通过自己对工作进行重新建构来形塑自己的工作认同以及工作角色,其核心目的就是员工对他们的工作进行再设计以获得较高的工作意义感、工作投入以及工作满意度等,进而快乐地工作。在系统梳理有关工作重塑的理论与实证研究文献的基础上,从工作重塑概念的解读、工作重塑的方式与方法、工作重塑的预测因素、工作重塑对个体与组织的影响以及工作重塑的培养策略等方面进行了综述,以便人们更深入地体会其丰富的理论内涵和实践价值;最后,该文指出未来工作重塑的研究应继续注重理论建构的丰富与完善、关注工作重塑的个体与群体差异性以及深化工作重塑与组织之间的关系研究。  相似文献

An important piece of validity evidence to support the use of credentialing exams comes from performing a job analysis of the profession. One common job analysis method is the task inventory method, where people working in the field are surveyed using rating scales about the tasks thought necessary to safely and competently perform the job. This article describes how mixture Rasch models can be used to analyze these data, and how results from these analyses can help to identify whether different groups of people may be responding to job tasks differently. Three examples from different credentialing programs illustrate scenarios that can be found when applying mixture Rasch models to job analysis data. Discussion of what these results may imply for the development of credentialing exams and other analyses of job analysis data is provided.  相似文献

旨在探讨工作不安全感对员工工作幸福感和工作绩效(上级评定)的影响,以及一般自我效能感在其中的作用机制。研究采用问卷调查的方法,共收集到513个有效样本。数据分析采用层级回归分析的方法。研究结果发现:⑴工作不安全感对员工工作幸福感和工作绩效都有显著的消极影响;⑵一般自我效能感对工作不安全感与身体健康、心理健康之间关系具有显著的调节作用,但对工作满意度的调节作用不显著;⑶一般自我效能感对不安全感—工作绩效之间关系具有显著的调节作用。这就表明,在当今处于转型期的中国社会里,工作不安全感是影响员工工作幸福感和工作绩效的一个重要压力源,而一般自我效能感可以发挥有效的调节作用  相似文献

本研究通过考察398名幼儿园和小学教师的工作满意感、职业倦怠和工作绩效状况,采用纵向研究方法,借助于结构方程模型建构,以揭示其工作满意感、职业倦怠与工作绩效三者之间的关系。结果表明,(1)工作满意感对工作绩效存在显著的影响;(2)工作满意感通过职业倦怠中情感耗竭维度的中介作用影响教师的工作绩效;(3)职业倦怠中人格解体维度和成就感低落维度对工作绩效没有显著影响。  相似文献

在全面回顾工作绩效及其影响因素的基础上,通过关键事件方法和问卷调查方法,对来自全国的1066位雇员进行了施测,运用AMOS软件,对工作绩效结构进行验证性因素分析,并对文中提出的假设进行了检验。之后,提出并验证了影响员工工作绩效的态度因素及整合模型。研究结果显示:工作满意度、组织承诺和目标定向对工作绩效的各个子维度的影响是不一致的。工作满意度越高,员工的工作绩效越好;另一方面,组织承诺和目标定向对雇员工作绩效各个子维度的影响不一致。文章最后对全文进行了总结,并对后续研究给出了建议  相似文献

为探索幼儿教师心理资本、职业压力和应对方式对工作绩效的影响,选取成渝两地幼儿教师共328名,用教师心理资本问卷(TPCQ)、幼儿教师工作压力源问卷(KTOSQ)、简易应对方式量表(SSWC)、教师工作绩效量表(TJPS)进行调查。结果表明:(1)控制学校性质、每月收入、教师教龄和年龄影响后,幼儿教师心理资本对工作绩效有显著积极影响,职业压力对工作绩效有显著消极影响。(2)幼儿教师积极应对部分中介心理资本对工作绩效的影响,消极应对部分中介职业压力对工作绩效的影响。以上研究结果对保护和提升幼儿教师工作绩效具有重要价值。  相似文献

文章讨论了不同职业发展阶段条件下组织承诺和职务投入分别对工程技术人员工作绩效和离职倾向的预测效应.针对Werbel(1984)提出的只有职业发展后期组织承诺才能有效预测离职以及Keller(1997)提出的职务投入对工程师绩效不具有预测力,论文提出了不同观点.通过问卷法对210位工程技术人员进行测量发现,无论离职倾向还是工作绩效,随着职业发展,其预测变量呈现组织承诺-职务投入-组织承诺交替出现的特征.文章对交替过程中的职业发展阶段划分及不同阶段的任务特征作了进一步探讨.  相似文献

为探索幼儿教师职业承诺和职业幸福感对工作绩效的影响,选取川渝两地幼儿教师328名,用幼儿教师职业幸福感量表(KTOWBS)、教师职业承诺问卷(TOCQ)、教师工作绩效量表(TJPS)进行调查。结果表明:(1)控制学校性质、工作时间、每月收入、教师年龄以及教龄影响后,幼儿教师情感承诺和规范承诺分别对工作绩效有显著的积极影响,继续承诺则对工作绩效有显著的消极影响;(2)幼儿教师职业幸福感在情感承诺、规范承诺和继续承诺对工作绩效的影响中起部分中介作用。以上研究结果对保护和提高幼儿教师工作绩效具有重要理论价值和实践意义。  相似文献

通过对从事人力资源管理工作的公务员、软件工程师、网络编辑和报纸广告销售人员四个职业的272名任职者调查数据的层次回归分析,文章发现控制了职业和人口统计学变量的影响之后,工作满意度、情感承诺和工作投入三个工作态度变量对工作技能的重要性和水平评价有显著影响。进一步对比发现,工作满意度对于技能的重要性和水平评价的影响效应较大。该研究对多个职业的分析结果拓展了人们对工作分析结果影响因素的认识,并对未来工作分析研究和实践有重要的启示作用  相似文献

This study tested causal models of job knowledge, job proficiency, and supervisor ratings in a sample (N = 838) of U.S. Air Force enlisted personnel. Results indicated that (a) effects of ability and experience were linear, not interactive; (b) different conceptualizations of "experience" play somewhat different causal roles in the determination of job knowledge, job proficiency, and supervisory ratings; (c) general support for the mediational roles of job knowledge and job proficiency; and (d) supervisory ratings reflect both technical (task-based) and motivational (contextual) aspects of performance.  相似文献

Des échantillons de chefs d'entreprise aux USA et en Iran ont été comparés quant aux pressions au travail (contrainte, orientation du rôle du responsable/tâche, travail/maison et le support à ne pas travailler), cinq agents tenseurs (la dissatisfaction au travail, la tension mentale, la tension physique, l'intention de quitter le travail et l'absentéisme) et le sentiment de contrôle (LOC) au travail. Comme attendu, les chefs d'entreprise iraniens étaient davantage externes et davantage sous pression sur les cinq types d'agents stressants. Les américains ont montré de plus fortes corrélations entre les agents stressants. Les relations entre pression et tension au travail étaient similaires dans chacun des échantillons et dans les deux échantillons le LOC interne était associéà un niveau de stress plus bas. Bien que la statut marital n'ait pas été associé au stress au travail et aux agents stressant chez les américains, de fortes relations existent chez les iraniens.
Samples of Iranian and US managers were compared on four sources of job pressure (constraints, managerial role/tasks, home/work, and nonwork support), five strains (job dissatisfaction, mental strain, physical strain, intention of quitting the job, and absence), and work locus of control. As expected Iranian managers were more external and were higher on pressure and on all five job strains. Americans showed higher intercorrelations among strains except for absence, whereas Iranians had higher correlations among sources of pressure. Relations between pressure and job strains were similar across both samples, and in both samples internal locus of control was associated with lower strain. Although marital status was not associated with job stressors and strains among Americans, it showed strong relations among Iranians.  相似文献
