This longitudinal study examines the individual transition journeys of physicians as their private medical practices are acquired by a large integrated health care system. We test the proposition that transition patterns (trends in an individual's commitments to organization and profession over time) are a function of individual differences in years in profession and perceived organizational enabling characteristics (change involvement, openness to ideas, and work discretion). Three years of survey data were obtained from a panel of 48 physicians who transitioned through an organizational change process. Results challenge traditional assumptions that tenure reinforces commitment and cast doubt on the effectiveness of current medical school curricula in preparing medical graduates to practice in an administrative environment. In addition, results strongly suggest that enabling characteristics of organizational change are critical for compatibility between the organizational and professional attachments of transitioning physicians.  相似文献

This study is a cross-cultural examination of the relationship between organizational culture and women's advancement to management in organizations. The source of data for this study was the Global Leadership and Organizational Behavior Effectiveness Research Project, a cross-cultural study of societal culture, organizational culture, and leadership. The results of this study indicate that aspects of organizational culture typically associated with women are related to women's progress. In organizations in which organization members reported shared values of high humane orientation and high gender equity, organization members also reported high percentages of women in management relative to other organizations in their society. In addition, organizational cultural practices that emphasized high humane orientation, high gender equity, high performance orientation, and low power distance were also related to reports of high percentages of women in management relative to societal norms. Results of regression analysis predicting the percentage of women in management from the dimensions of organizational culture indicated that gender equity practices and values emphasizing humane orientation contributed significantly to the prediction of the percentage of women in management. Organizational cultural practices related to gender equity were found to be the most important predictor of the percentage of women in management. This study adds to the literature on women's progress in organizations by further extending the focus from individual and structural characteristics to characteristics of organizational culture. The findings suggest that change agents focused on increasing opportunities for women in management should attend to organizational culture, particularly aspects of culture related to gender equity practices.  相似文献

Recruiting is a critical staffing activity for organizations, but its impact on the job seeker is poorly understood. Much remains to be learned about individual differences in reactions to recruitment efforts. This paper discusses the results of a study of MBA candidates that examined (a) the relative importance of various job, organizational, diversity, and recruiter characteristics on assessments of organizational attractiveness, and (b) the extent to which these assessments differed when applicant race and gender are taken into account. Results confirmed that relative to organizational, diversity, and recruiter characteristics, job factors were reported as most important to organizational attraction. However, within the job, diversity, and recruiter characteristics categories interesting gender and/or race differences emerged. The implications of these differences for research and for practices are offered.  相似文献

Surveys of organizational personnel practices often indicate that techniques advocated by industrial and organizational (I/O) psychologists are used with less frequency than might be expected given their technical merit. This article attempts to explain this phenomenon by viewing the adoption of I/O-type personnel practices as organizational innovations that are subject to the mechanisms and processes described in the innovation-diffusion literature. It is argued that the adoption of I/O-type personnel practices constitutes administrative innovation and that such innovation is not strongly influenced by technical merit. Rather, imitation processes, environmental threat, government regulation, and political influence often dominate highly uncertain adoption processes. Recommendations are made for enhancing the adoption rate for psychology-based personnel innovations.  相似文献

In this article, I review the empirical status of the Rorschach as it relates to potential use of the instrument in personnel selection procedures. As part of this review, I outline developing trends in personnel selection practices, discuss the Rorschach literature relevant to organizational performance, and weigh the benefits and drawbacks of using the instrument in this capacity. Based on this analysis, I argue that the Rorschach may represent a unique and potentially valuable tool for assessing personality as part of comprehensive personnel selection procedures. I conclude with a proposed trajectory for Rorschach research intended to better determine the instrument's viability in organizational settings.  相似文献

Little empirical research has been reported on multinational sales force management, and none on organizational aspects. Reported here are results from a 14 MNC-135 subsidiary survey of overseas sales management practices. They show that MNCs use independent sales organizations to augment company personnel in affluent markets, in physically-large countries, and where markets are geographically-dispersed or culturally-fragmented. In addition, about one sales force in five covers more than one national market. Industry factors are important in the structuring of sales forces, suggesting that industry practices are carried into overseas markets.  相似文献

本研究以 1 2 2名人事管理人员为被试 ,采用问卷测量法 ,分析了企业人事决策信息利用的现状 ,信息利用指标和效能的关系。结果发现 :1企业人事决策中比较重视能力要求信息、组织环境信息和个人档案材料 ,忽略心理特点信息的利用 ;2非程序信息、人职匹配信息对效能指标的直接预测力较强 ,其他指标的预测力较弱 ;3能力要求、考核成绩、个人档案材料等信息通过人职匹配信息的利用对效能指标产生影响。文章还构建了人事决策的效能预测模型 ,并讨论了研究结果对企业人事决策诊断和发展的理论和实际意义。  相似文献

This study examines differences in job satisfaction between military and ex-military personnel and examines the contribution of demographic, dispositional, and organizational variables to those differences. Analysis of data from 571 current New Zealand Army personnel and 171 ex-Army personnel found that Army personnel rated significantly lower than the latter on overall job satisfaction and on 7 of 15 job satisfaction facets. For both groups, high leader support, low job conflict and pressure, and high challenge, autonomy, and job importance were related to high levels of job satisfaction. For Army personnel, low levels of negative affect (a propensity to have a negative outlook on life in general), shorter tenure, and low centralization and formalization also contributed to higher levels of job satisfaction. For ex-Army personnel, income contributed to higher levels of job satisfaction. There were a number of significant differences, however, between Army and ex-Army groups on job satisfaction predictors. These results suggest that differences in job satisfaction between the two groups may be due to (a) different variables that contribute to job satisfaction for each group and (b) different demographic and organizational variables between the groups. Despite a number of limitations, the findings highlight potential future directions for the investigation of interventions in the work environment to provide enhanced psychological rewards for military personnel.  相似文献

The authors replicated O. Ostberg's (1980) study of forestry workers using a range of personnel groups in coal mines. Findings demonstrate a high level of consensus between a range of personnel groups for a set of pictorially depicted behavioral risks, at the level of rank order, but significant differences in terms of relative magnitudes. Magnitudes of perceived risk were found to be greater for those closest to the point of hazard than for members of more geographically and experientially distal groups. Findings are interpreted with reference to experiential influences associated with organizational role. Revealed differences between personnel groups are explained in terms of cognitive availability, specifically effects associated with habituation and familiarity with risk, these sources of perceptual bias appearing to interact with organizational role.  相似文献

Drawing from institutional theory, this study explored work–life balance (WLB) practices in Australian small and medium enterprises. Data were obtained from a sample of 219 managers. The authors identified organizational characteristics associated with the adoption of 4 groups of WLB practices using a causal model. Of the 3 models tested, the final model supported a conceptual framework that included 4 domains: flexible work options, leave programs, support benefits, and care arrangements. The findings suggested that organizational characteristics—namely, industry type and location—affected WLB practices. Implications for theory and practice are discussed along with avenues for future research.  相似文献

In response to theory and research suggesting that positive individual and organizational outcomes are associated with person-organization fit, there is growing interest in the use of personnel selection practices to achieve fit between individuals and organizations. Research is needed to confirm the value of assessing applicant-organization fit in the selection process and to test alternative approaches for measuring the match between applicants and organizations. This article provides guidance for future research on the assessment of applicant-organization fit. Criteria for assessing applicant-organization fit are indentified and four techniques for assessing fit are then evaluated in the light of these criteria. In addition, the article identifies issues that should be addressed in future research on applicant-organization fit.  相似文献

The current study explored organizational antecedents of employee engagement in a military organization. A survey was administered to junior military personnel assessing leadership effectiveness, role clarity, organizational culture, and peer group interactions as predictors of engagement. Leadership's influence on engagement was expected to be partially mediated by role clarity and organizational culture. Engagement was predicted to fully mediate the relationship between the aforementioned variables and turnover intentions. Results indicated that leadership's influence on engagement was fully mediated by role clarity and organizational culture. In addition, engagement fully mediated the relationship between all variables and turnover intentions.  相似文献

The effects of locus of control on career self-management and career experiences of nonsupervisory workers were examined in different organizational environments. In organizational settings which encouraged personal initiative in career development through personnel policies and promotion practices. Internals played a more active role in their career progress than Externals by initiating their own job searches, and they had more favorable career experiences. In situations which hampered self-initiative, locus of control had little effect on career self-management and subsequent job experiences.  相似文献

IntroductionRelevance of innovation behaviors for organizational success led to study its main individual, job-related and organizational antecedents. Moreover, research on differences in innovation between men and women showed inconclusive results. Ambidexterity (Bledow, Frese, Anderson, Erez, & Farr, 2009) and Zhou and Hoever (2014) call for combining contextual and personal characteristics in innovation research suggest that pathways and variables leading to innovation between men and women could be different.Objective(s)This study aims to analyze if men and women differ in the main antecedents for innovative behaviors. Thus, a moderating effect of gender on the relationship between innovative behaviors and their main antecedent variables is hypothesized. Results are of interest for promoting innovation and empowering women at work context.MethodIn a sample of 458 employees from 16 Spanish companies, we carried out hierarchical regression analyses on innovation behaviors, including as main antecedents academic level, proactive personality, job demands, organizational commitment, HR practices addressed to participation, and transformational leadership. In addition, interaction terms between gender and such antecedents were entered in regression analysis.ResultsProactive personality, HR participation practices, inspirational motivation, job demands and academic level significantly predicted innovative behaviors at their different phases. Moreover, gender moderated the relationship between generation of new ideas with academic level and organizational commitment, and between promotion of ideas with job demands and idealized influence. Organizational commitment promoted generation of ideas among women but not among men, whereas idealized influence is detrimental for women. Reversely, higher job demands stimulate promotion of ideas among men but were detrimental for innovation among women.ConclusionOur results suggest that innovation among women seems to be more sensitive to the influence of leadership and require more social support, whereas higher job demands are detrimental. These results suggest that innovation is more related to intrinsic variables (as self-confidence, empowerment and social processes) among women, whereas for men, it seems to be more related to work demands. Results could help companies to stimulate innovation, between both men and women.  相似文献

关系型人力资源管理实践在众多组织和机构中十分普遍,其对社会、组织及个人的负面影响也备受学者们关注,但以往研究却忽视了关系型人力资源管理实践的另一面。本文从道德补偿视角探究关系型人力资源管理实践对关系受益人利他行为的积极影响,通过4个实验研究设计对研究假设进行了验证。结果发现,关系型人力资源管理实践会促使关系受益人出于弥补而做出利他行为,关系受益人的道德自我形象和内疚情绪中介了关系型人力资源管理实践与利他行为之间的关系(研究1和2),且关系受益人与非受益同事的关系亲密度正向调节上述链式中介效应(研究3)。相比于低水平的关系亲密度,高水平关系亲密度下关系型人力资源管理实践通过道德自我形象和内疚影响利他行为的间接效应更强。本文有助于拓展关系实践的研究视角,且为企业管理者平衡关系型HRM实践的消极影响提供建议。  相似文献

The purpose of this research was to develop a measurement of the individual differences that contribute to acts of organizational revenge and aggression. This scale was designed to achieve three goals: (a) to minimize demand characteristics so that the scale may be useful for personnel selection, (b) to represent a wide range of possible behavioral reactions to organizational injustice, and (c) to represent a range of trust violations committed by organizations that can lead to revenge. Two studies were conducted to reduce the initial 168 items into a 50-item scale containing two conceptually distinct subscales, a 19-item Constructive subscale and a 31-item Destructive subscale. Study 2 provides evidence for the internal reliability of the overall scale and its subscales and also provides some evidence for the construct validity of the final scale. The utility of this instrument for use in personnel selection and for research on workplace aggression is discussed, along with suggestions for additional efforts to demonstrate the validity of this instrument.  相似文献

The present study investigated how key organizational contextual factors relate to bundles of human resource (HR) practices. In a two-phase study of a sample of 661 organizations representing a full range of industries and organizational size, the authors found that organizations use 1 of 5 HR bundles: cost minimizers, contingent motivators, competitive motivators, resource makers, and commitment maximizers. In addition, the authors showed that the organizations that use a given type of HR bundle may be distinguished by the organizational values they pursue and their organizational structure, thus suggesting that HR choices are related to the context within which organizations operate.  相似文献
