This study validates the self-management leadership theory as operationalized by the Self-Management Leadership Questionnaire (Manz & Sims, 1987) in a large telephone company. The sample for this study is 390 self-managing and 412 traditionally managed employees and 94 external leaders from 58 self-managing and 60 traditionally managed teams. Results support Manz and Sims' 6-factor pattern at the first-order level, and in addition, identify a common second-order factor. The hierarchical factor structure is invariant in employee and leader samples drawn from both self-managing and traditionally managed work teams, suggesting that the construct of self-managing leadership is similar for members and leaders of both types of teams. Respondents perceive slightly more self-management leadership behaviors in the self-managing than the traditional work teams. Respondents evaluate self-managing work teams as more effective than traditional work teams, and this difference is moderate in size. Self-managing leadership behaviors are positively associated with QWL (mainly employee satisfaction) and self-rated effectiveness for both self-managing and traditional teams. In general, self-managing work teams are not that different from traditionally managed groups in the relationship of self-managing leadership to outcomes. We conclude that self-management leadership is a hierarchical concept, constituted of specific strategies as well as a general orientation toward empowering employees. These leadership behaviors are applicable to managing both traditional and self-managing work teams.  相似文献

As sales organizations increase their reliance on sales teams, they must learn how organizational and interpersonal relationships influence sales teams, how sales teams play a learning role for organizations, and what makes sales teams effective. Presenting a model of interrelationships among members of the selling firm and between the selling and buying firms, we identify five key team selling relationships between (1) members of the same team, (2) members of different teams within the firm, (3) the selling team and the buying center, (4) the selling team and other groups in the selling firm, and (5) the selling team and the firm’s strategy. This model leads to a conceptual framework highlighting relationship drivers, factors, and outcomes instrumental to team selling success. After presenting propositions for future research, theoretical and methodological suggestions are included to facilitate research in this area. We conclude with perspectives on the future of research and practice in key accounts and team selling.  相似文献

Although advocates of teamwork suggest that teams enhance performance, empirical evidence does not consistently, or robustly, support these claims. Still, a belief in the effectiveness of teams—among managers, employees, and the general lay population—seems very strong. What accounts for this ‘romance of teams’? In this paper, we offer a psychological answer to this question. We review evidence regarding the actual effectiveness of teams, in order to show that teams are not as effective as many believe them to be, and we argue that the romance of teams stems from the psychological benefits of group‐based activity. Specifically, we propose that team members experience both social‐emotional, and competence‐related, benefits, and we review an eclectic mix of research in support of this claim. We argue that these psychological benefits of teams lead people to assume that teams are ‘high performance’, thus, causing the romance of teams. Finally, we discuss potential implications of the romance for organizations, researchers, and employees.  相似文献

Twenty-four 5-person teams were assigned to perform a synthetic work task incorporating two levels of workload (low vs. high) and two levels of team structure (nonhierarchical vs. product). Team performance and team communi- cation constituted the dependent variables. Results indicated that product structure teams performed relatively ineffectively, particularly under high workload. Communication differences were identified among effective and ineffective teams in the various conditions. The results are discussed in the context of implications for training military teams to perform effectively in operational environments.  相似文献

Effective team communication, a fundamental part of team coordination, is crucial for both effective Team Situation Awareness (TSA) and team performance. In this study, we looked at the role that team interaction (i.e., more specifically team verbal behaviors) played in TSA and team performance in order to better understand Human-Autonomy Teaming (HAT). We first analyzed team verbal behaviors (i.e., pushing and pulling information) across conditions of human-autonomy teams and human-human teams, and then analyzed their relationship with TSA and team performance via Growth Curve Modelling (GCM). Good teamwork involves anticipating the needs of teammates and that means pushing information before it is requested. Therefore, if things are going well, there should be little need for pulling information. In this study’s task, participants were instructed to push information to others, and over time master the specific timing of information sharing to the intended recipient. Findings indicate that pushing information was positively associated with TSA and team performance, and human-autonomy teams had lower levels of both pushing and pulling information than all-human teams. Through this study, we have learned that anticipation of other team member behaviors and information requirements in human-autonomy teams are important for effective TSA and team performance. In order to make HAT more effective in terms of teamwork, we need to develop mechanisms to enhance pushing information within HAT.  相似文献

Effective teamwork is becoming increasingly important to organizational success. Advances in network and communication technology have allowed companies to widen their potential team member base, however we still need to better understand how to structure top-performing teams. This paper proposes forming teams based on their cognitive style, rather than personality, within a process framework. An experiment was conducted to investigate the innovative performance of problem solving groups with three different blends of cognitive styles. As predicted, groups with a heterogeneous blend of styles outperformed groups with completely or partially homogeneous blends. On the other hand, team members' satisfaction scores were lower for heterogeneous teams than either the completely or partially homogeneous teams. There was preliminary evidence that among groups with heterogeneous blends, those with smaller style dispersions might be expected to outperform those with larger style dispersions. There was also room for some speculation that a curvilinear relationship might exist for team members' satisfaction as a function of diversity in team member cognitive style. Implications of these finding are discussed.  相似文献

The study examines the impact of self‐directed group work on team competence. The sample consists of 83 production groups from 20 medium‐sized enterprises: 44 self‐directed work groups and 39 traditional work groups. Results based on process‐analytic behavioural data, collected at the group level of analysis, show that self‐directed teams are more competent than traditional work groups on seven out of 12 aspects of competence. Self‐directed teams show greater methodological competence, to some extent greater professional and self‐competence but no greater social competence when completing optimization tasks. In addition, the work characteristics participation, formal team communication, continuous improvement process, training and team‐oriented tasks were related to team competence in the subsample of self‐directed work teams.  相似文献

Understanding how teams are affected by and adapt to unexpected change is critical to maximizing team effectiveness. We explore the perspective that rather than being adaptive, how teams experience relativistic adjustments in pacing can actually undermine team creative processes and performance. We test our hypotheses in two experimental studies. Study 1 considers how teams experience change in the time available to complete the task, while Study 2 employs a change in workload. Results support that the deviating patterns of task pacing exhibited by teams responding to an unexpected exogenous change undermines effective team creative processes, leading to lower levels of creative performance. In addition, their effects differ by when the change occurs in the teams’ work process (i.e., earlier, midpoint, or later).  相似文献

The theory of cooperation and competition has the potential both to understand the conditions when organizational groups are productive and major ways to strengthen these groups. Work teams based in a high‐technology company in Beijing, China, participated in a training workshop and a 2‐month follow of feedback and development. Structural equation analyses of data taken before and after the workshop support the hypotheses. In addition, results suggest that the training and follow‐up activities developed cooperative goals and constructive controversy. Findings also indicate that relationships among groups affected the productivity of individual teams. Results were interpreted as suggesting that cooperative goals and constructive controversy contribute to potent, creative, and productive teams in China and perhaps other countries as well.  相似文献

The study empirically links conflict management literature with research on efficacy and organizational teams. Sixty-one self-managing teams with 489 employees were recruited from the production department of a leading electronic manufacturer. Structural equation analysis supports the model that a cooperative instead of competitive approach to conflict leads to conflict efficacy that in turn results in effective performance as measured by managers. Findings suggest how organizational teams can be prepared to make use of their autonomy to deal with problems and conflicts so that they are productive.  相似文献

A review of published work over the past decade and a half supports the effectiveness of the large group in clinical settings. Greater sophistication among practitioners has led to combining administrative, psychotherapeutic, and sociotherapeutic large groups and to the use of effective treatment teams and clearly defined contracts in inpatient hospital work. Some research findings suggest that large treatment groups are as effective as small therapy groups with some patient populations. There appears to be a movement toward convergence in the techniques employed by individual, small group, and large group therapists in practice, while not in theory. This positive trend in the mental health field may lead to more flexible practitioners.He is also on the board of the A. K. Although the effects of regulatory focus on individual-level performance have often been studied, relatively little is yet known about team-level effects. Filling this void, we integrate the notion that promotion-focused individuals are concerned with progress and achievement, whereas prevention-focused individuals are concerned with security and vigilance, with the insight that team processes and performance depend on outcome interdependence (individual versus team rewards). The hypothesis that prevention-focused teams react more strongly than promotion-focused teams to differences in outcome interdependence was tested among 50 teams performing an interactive command-and-control simulation. Regulatory focus and outcome interdependence were both manipulated. The results showed that prevention-focused teams working for team rather than individual rewards reported higher work engagement and less error intolerance, coordinated more effectively, and performed better. Promotion-focused teams were not influenced by outcome interdependence. We discuss the implications of our results for theory and effective team management.  相似文献

Large collectives (e.g., organizations, political parties, nations) are seldom unitary players. Rather, they consist of different subgroups that often have conflicting interests. Nonetheless, negotiation research consistently regards negotiating teams, who represent these collectives, as monolithic parties with uniform interests. This article integrates concepts from social psychology, management, political science, and behavioral game theory to explore the effects of subgroup conflict on team negotiation. Specifically, the present research introduced a conflict of interests within negotiating teams and investigated how this internal conflict affects the outcome of the negotiation between teams. An experiment with 80 four-person teams found that conflict between subgroups had a detrimental effect on the performance of negotiating teams. This research also employed a recent model of motivated information processing in groups to investigate possible processes underlying the effect of subgroup conflict on team negotiation.  相似文献

We consider the utility of two contrasting theoretical perspectives in explaining how laissez-faire formal leaders and team member motivation to lead (MTL) influences informal leadership and team task performance. The first perspective, functional leadership theory, is the dominant lens used currently to understand informal leadership. However, we suggest that social learning theory offers a compelling alternative account. In a multiwave survey study of 344 members of 72 work teams, we find support for the social learning theory predictions that laissez-faire formal leaders are perceived by team members to engage in less modeling of effective leadership and as a result are negatively associated with informal leadership and team task performance. We do not find support for the functional leadership theory predictions that laissez-faire formal leaders are positively associated with team members’ informal leadership and team task performance, which would be due to an increased perceived need for leadership. The social learning effects are stronger for teams that are lower in member MTL and weaker for teams that are higher in member MTL. These results suggest social learning theory may be preferable to functional leadership theory for understanding informal leadership in teams.  相似文献

The purpose of this study was to investigate if pre-assembly shared work experiences among temporary team members facilitate individual and team performance. Archival data from the 2014 Men’s Olympic Ice Hockey Tournament (12 teams, 25 players each) was used in the study. Measures of social network centrality were computed based on the pre-assembly shared work experiences among national team members derived from professional and amateur affiliations. These measures were used to predict objective individual and team performance criteria. Players’ closeness centrality scores, from pre-assembly shared work experience networks, positively predicted their goals, assists, and being involved in more positive than negative plays. Teams with less centralized pre-assembly shared work experience network structures tended to perform better than teams with more centralized pre-assembly shared work experience network structures. Temporary teams are commonly used by organizations to perform tasks that are specific, important, and of short duration. Because temporary teams have little time to develop the shared properties required for effective team functioning, assembly decisions are of paramount importance. The results from this study suggest that centrality measures derived from pre-assembly shared work experiences are useful to consider when assembling temporary teams. Few studies have investigated the impact of pre-assembly shared work experiences on individual and team performance. Using objective data, this study provides evidence that pre-assembly shared work experiences relate to individual and team performance in temporary teams, supporting the need for expanded research in this area.  相似文献

Speaking up in high-risk organizations plays a pivotal role in the mitigation of errors and can make the difference between life and death. To date, speaking up has been studied mostly within teams. However, many high-risk organizations rely on the effective collaboration across teams in ad hoc multiteam systems (MTS). This study widens the scope of research from teams to MTS and empirically compares the mechanisms involved in speaking up within versus across teams in ad hoc MTS-aircrews. In a sample of 1490 aircrew members of a European airline, we found that crewmembers’ individual level perceptions of psychological safety mediated both the relationship between status and speaking up and between perceived leader inclusiveness and speaking up within teams. Across teams, however, psychological safety and leader inclusiveness—as perceived by pursers in their role as boundary spanners—showed no effect. Instead, it was pursers’ within-team perceptions of psychological safety that mediated between status and speaking up across teams. Teams in ad hoc MTS may thus serve as safe harbours supporting their members also in interactions across team boundaries. Implications of findings for research on MTS and practical recommendations to improve speaking up within and across teams in ad hoc MTS are discussed.  相似文献

This study proposes that a shared organizational vision develops cooperative interdependence among departments that, in turn, facilitates cross‐functional teams' organizational citizenship behavior (OCB). Team members indicated their organizations' shared vision, and leaders indicated the goal interdependence among departments and the OCB of the teams. Structural equation analysis suggested that a shared organizational vision shapes goal interdependence among departments that, in turn, affected the OCB of 101 cross‐functional teams. The analysis suggested combining independent and competitive goals, and this combined measure negatively predicted team OCB. These results suggest that a shared organizational vision and cooperative goals among departments are important foundations for cross‐functional teams to contribute to the effective working of organizations through citizenship behavior.  相似文献

本文采用情景模拟实验的方法,以大学生为研究对象,通过模拟现实环境中虚拟团队的工作方式,考察了虚拟团队协作过程中个体信任六个因子(风险、利益、实用价值、影响力、兴趣以及努力程度)的发展。实验历时两个月,共进行三次问卷调查,收集了不同阶段各个团队个体信任六个因子变化发展的数据。本研究运用蜘蛛图和平衡秤模型分析了积极团队和消极团队个体信任发展的差异。研究结果表明,在虚拟团队发展的早期,个人利益和兴趣是影响个体信任的主要因子,随着团队任务的进展,实用价值成为后期主要的影响因素之一;在虚拟团队发展早期,成员间可能会发生较为激烈的人际和任务冲突,并对兴趣和努力等因子产生消极的影响;相对于消极团队,积极团队更专注于团队任务,成员更乐于参与团队协作并提高自身的影响力。  相似文献

Team work and group supervision are essential features of the systemic model, yet there is surprisingly little literature on the impact of group process on both group supervision and team-based therapy. Beginning with two vignettes which evoke some aspects of group process and are based on the personal experiences of the authors, this paper will review the literature on working in teams from within a systemic perspective. 1 Early models of teams and group processes within the literature will be criticized for their over-reliance on technique; more recent models for their over-reliance on collaboration. It will be argued that some systemic approaches to understanding teams can lead to group process issues becoming marginalized and covert, and therefore inevitably more difficult to address. However, viewing supervision groups as 'social constructions' is seen as a position offering more possibilities and, it will be argued, opens a pathway to embracing ideas from within psychoanalytic thinking on group process. Here ideas on group functioning, including the theories of, for example, Foulkes and Bion will be briefly reviewed and their implications for helping both supervisors and teams conceptualize group process discussed.  相似文献

Effects of task interdependence and communication technologies synchrony on performance in virtual teams. Survey results of 197 employees from 41 work groups in a large multinational software firm were used to investigate the effects of within-group task interdependence and the degree of communication synchrony on performance in virtual teams (VTs). The analyses revealed a moderating effect of task interdependence on the relationship between the degree of communications synchrony and performance in VT. We found that superior VTs performance is contingent on the fit between the nature of the task (i.e., task interdependence) and the choice of communications modality. This study complements previous research providing additional evidence of how task-technology interaction affects VTs performance, and extends previous findings obtained with ad-hoc groups in laboratory settings to natural, organizational teams.  相似文献
