Two studies investigated the relationships between personality traits and aspects of job satisfaction. In Study 1, job applicants (n=250) completed the Eysenck Personality Profiler and the Work Values Questionnaire (WVQ), which requires respondents to rate various work-related facets according to the extent to which they contribute to their job satisfaction. These facets were combined into two composites (hygiene and motivator) based on previous research. The three personality superfactors accounted for a small percentage of the variance in importance ratings (about 5%). In Study 2, employees (n=82) completed a measure of the ‘Big Five’ personality traits and the Job Satisfaction Questionnaire (JSQ), which assesses both what respondents consider as important in their work environment as well as their satisfaction with their current job. Importance ratings were again combined into two composites while job satisfaction ratings were factor analyzed and three factors, differentiated along hygiene versus motivator lines, emerged. Personality traits again accounted for a small percentage of the total variance both in importance ratings and in levels of job satisfaction. It is concluded that personality does not have a strong or consistent influence either on what individuals perceive as important in their work environment or on their levels of job satisfaction.  相似文献

Managers, supervisory personnel, clerical workers, and high school students were administered questionnaires which asked them to indicate whether or not they would discuss various work-related factors if they were applicants in an employment interview situation. A systematic tendency was found for respondents to prefer to discuss "motivators" as opposed to "hygiene factors" as characteristics they would seek in a new job, or as reasons for dissatisfaction with a previous one. Responding to a modified version of the questionnaire, twenty professional employment interviewers indicated that it is in fact wise to emphasize motivators and deemphasize hygiene factors if the applicant's intent is to maximize the likelihood of being offered a job.  相似文献

This two-wave study aimed to examine future time perspective (FTP) as an antecedent of job crafting, and in turn job crafting as a mediator in associations between FTP and work outcomes. Based on the lifespan socio-emotional selectivity theory, we expected that open-ended and limited FTP would evoke different forms of job crafting, which in turn would be associated with changes in work engagement and job performance. In line with our expectations, we found that employees whose open-ended FTP increased over a 1-year time period also crafted more job resources and challenging job demands such that their job provided them with more opportunities for knowledge acquisition, which in turn resulted in increased levels of work engagement and job performance. However, contrary to our expectations, employees whose limited FTP increased over the 1-year time period did not proactively reduce their hindering job demands. Hence, although crafting fewer hindering job demands was directly related to decreased levels of work outcomes as expected, we found no indirect effect of changes in limited FTP on changes in work engagement and performance via changes in this job crafting behaviour. These findings have important implications for the literature on job crafting and FTP.  相似文献

Three samples, each divided into males and females, were asked to indicate to what degree some job characteristics were important to them. The job characteristics represented both intrinsic and extrinsic factors. In the first sample (40 male and 44 female university students) there was no sex difference in job orientation. Both selected the intrinsic factors more than the extrinsic factors. There was also no sex difference in the second sample, which consisted of 68 male and 33 female public school teachers. They, however, stressed as many intrinsic factors as extrinsic. The general results of the third sample showed significant sex differences. The sample of 259 male and 143 female employees represented a technical division of a large service-oriented organization. Education and job level were significantly different for the two subgroups. When these two variables were controlled for a sample of clerks and of first-level supervisors, no sex difference appeared in job orientation. The results also showed that the higher the job level, the more intrinsically-oriented the employees were regardless of their sex.  相似文献

16 factors dealing with motivation on the job were presented in a paired comparison format to 513 underprivileged adults in a federally supported job retraining project in South Carolina. They were directed to select for each pair the one factor which was more important to them on a job. Analyses were computed for the total sample and for subsamples based on race, sex, and economic environment of residence. The results point out that intrinsic, personal factors are more important than job context factors. Slight differences were found across sex; larger differences were found across race and economic environment.  相似文献

Job satisfaction for women workers is traditionally researched from the job-gender model in which sex roles generate the research framework. Women employed in the labor market are viewed as responding primarily to the confines of sex roles, as opposed to the structural rewards and constraints of the labor market itself. We reexamined earlier studies that found no effect of the labor market on job satisfaction for women. Reanalysis of the 1972–1973 Quality of Employment national survey revealed significantly different levels of job satisfaction, which are in part structured by the characteristics of the labor market sectors in which women and men work. Women working in labor market sectors that are predominantly male or have a balanced proportion of male and female workers jobs have high job satisfaction. This job satisfaction is predicted almost exclusively by their perceptions of fewer income problems, flexibility of hours, and use of job skills. Factors related to maternity benefits and leaves are related only marginally to job satisfaction for women workers in either labor market sector. Women in predominantly female sectors of the labor market have similarly high job satisfaction scores, but these are related to a wider cluster of factors, including fewer perceived income problems, skills, and challenge factors, as well as the socioemotional rewards of their work. This pattern is most similar to males who work in predominantly male sectors. In contrast, males who work in predominantly female or gender-proportionate jobs have significantly lower job satisfaction scores, even after controling for income issues and other benefits. Labor market sectors and the rewards available within them are important structural dimensions of job satisfaction for women and men employees.  相似文献

Workplace bullying refers to prolonged exposure to frequent hostile behaviors at work, which can lead to severe stress reactions. Research in this area has not revealed a clear picture on how bullying escalates in organizations. Drawing on recent developments in work stress theory, this study tested a comprehensive model of bullying in which work environmental and personality factors were hypothesized to act as antecedents of bullying and post-traumatic stress symptoms as an outcome. Structural equation modeling on data provided by 609 public sector employees in Italy showed that job demands (workload and role conflict) and job resources (decision authority, co-worker support and salary/promotion prospects) were related to bullying over and above neuroticism, and that bullying mediated the relationship between job demands and PTSD symptoms. Evidence also emerged for a buffering effect of job resources on the job demands-bullying relationship. Overall results are compatible with a view of bullying as a strain phenomenon, initiated by both work environmental and personality factors.  相似文献

In a constructive replication and extension of previous research, the relative importance of individual (personality and professional attitudes) versus organizational (professional reward system and tenure) variables in predicting job satisfaction and turnover was investigated for the case of professionals. Support among a sample of computer specialists was found for the notion that, among professionals, individual variables are more important than organizational factors in predicting satisfaction with the work itself; but individual variables often played a major role in satisfaction with contextual aspects of the job as well. Organizational factors were found to be significantly predictive of satisfaction with all aspects of the job, but were the only significant predictors of turnover. Thus the importance of organizational factors over individual factors for professionals was supported more clearly for the behavioral outcome, turnover, than for attitudinal outcomes.  相似文献

Numerous empirical studies have suggested a link between occupational factors and the burnout syndrome. The effect sizes of the association reported vary widely in nursing professionals. The objective of this research was to assess the influence of five occupational factors (job seniority, professional experience, job satisfaction, specialization and work shift) on the three burnout dimensions (emotional exhaustion, depersonalization and personal accomplishment) in nursing. We conducted a meta-analysis with a total of 81 studies met to our inclusion criteria: 31 on job seniority; 29 on professional experience; 37 on job satisfaction; 4 on specialization; and 6 on work shift. The mean effect sizes found suggest that job satisfaction and, to a lesser extent, specialization were important factors influencing the burnout syndrome. The heterogeneity analysis showed that there was a great variability in all the estimates of the mean effect size. Various moderators were found to be significant in explaining the association between occupational factors and burnout. In conclusion, it is important to prevent the substantive moderators that are influencing these associations. The improved methodological variables explain most of the contradictory results found in previous research on this field.  相似文献

Job satisfaction can be conceptualized as a function of situational conditions, personal characteristics, and interactions between both groups of variables. The authors compared the relative predictive power of these determinants in 3 samples of professionals (total N = 1,065). Perceived job characteristics (qualification possibilities, social support, stress, autonomy, participatory leadership) uniquely explained 7-22% of the variance in job satisfaction, and dispositional factors (Big Five, occupational self-efficacy, work centrality, mastery goals) uniquely explained 8-12% of the variance. Dispositional influences were partially mediated by perceived job characteristics. Interactions between situational and dispositional factors were of little significance. The authors concluded that perceived job characteristics (especially autonomy and participatory leadership) are important determinants of job satisfaction, and neuroticism is an important determinant as well. Highly educated professionals' job satisfaction also seems to be driven by qualification possibilities.  相似文献

One hundred and seventy potentially hard-core black employees and their supervisors were divided into a 2 × 2 field design. Role-playing group-problem-solving orientation was provided for part of the supervisor sample and part of the employees. To test the impact of orientation, turnover data were compared across the four cells. For the entire group, treated as a whole, there were no significant effects. Dividing the sample in terms of job placement, significant results were found which suggested that orientation can be detrimental in work groups characterized by tight-knit social structures, and insignificant in impact in depersonalized, pressureful job environments. It was concluded that the nature of the job and the job environment certainly were among the significant factors determining the effectiveness of an intervention, although many other factors, including the nature of the total support system, also probably are important.  相似文献

It is logical to think that doing important, meaningful work contributes to job satisfaction. In contrast to all other professional workers, however, evidence from nationwide surveys shows that scientists are more likely to prefer important, meaningful work but are less satisfied in their jobs. This suggests that various factors in the work environment of U.S. scientists somehow may prevent them from achieving the satisfaction they desire in their jobs. The current conception of the employment process is that positions become available, are publicized, and are filled by the most qualified job seekers. An alternative conception is proposed that social factors play a major role in the process and that job finding can be analyzed as an exchange of social reinforcers in which the first behavioral step is to locate job openings. A questionnaire survey of 120 jobs found that two-thirds of the job leads came from friends or relatives who: (1) usually knew of a specific opening (63%); (2) were themselves employed by the hiring firm (71%); and (3) actively influenced the hiring process (53%). An experimental evaluation was made of an "Information-Reward" advertisement procedure for motivating community residents to report unpublicized openings. It was found that the Information-Reward procedure produced 10 times as many job leads and eight times as many placements as a noreward control advertisement. These findings represent a first step toward a much needed technology of job finding that is based on experimental evidence and support the notion that the employment process depends on factors unrelated to work skills.  相似文献

工作重塑是组织行为学中新近出现的一个热点话题,是指员工通过自己对工作进行重新建构来形塑自己的工作认同以及工作角色,其核心目的就是员工对他们的工作进行再设计以获得较高的工作意义感、工作投入以及工作满意度等,进而快乐地工作。在系统梳理有关工作重塑的理论与实证研究文献的基础上,从工作重塑概念的解读、工作重塑的方式与方法、工作重塑的预测因素、工作重塑对个体与组织的影响以及工作重塑的培养策略等方面进行了综述,以便人们更深入地体会其丰富的理论内涵和实践价值;最后,该文指出未来工作重塑的研究应继续注重理论建构的丰富与完善、关注工作重塑的个体与群体差异性以及深化工作重塑与组织之间的关系研究。  相似文献
