With the growing interest in the joint effects of individual and contextual factors in predicting team member proactivity, this paper examines why and when pursuing one's career calling can lead to team member proactivity. Drawing on the Work as a Calling Theory, we propose that “living out a calling” explains why employees' perceived career calling positively relates to team member proactivity and especially when the employee receives high levels of mentoring support. Our hypotheses are tested using a multisource and time-lagged study design with a sample of 296 dyads of Chinese employees and their direct supervisors. We found support for the mediating role of living out a calling (Time 2) in the positive relationship between perceiving a calling (Time 1) and team member proactivity (Time 3). Mentoring (Time 2) moderated the perceiving a calling and living out a calling link such that when employees received more mentoring, the relationship was positive, whereas under lower levels of mentoring, the relationship was negative. Similarly, the indirect relationship between perceiving a calling and team member proactivity through living out a calling was positive at higher levels of mentoring, but the relationship was negative at lower levels of mentoring.  相似文献

Prior research on the benefits of modest self-presentation in organizational contexts has shown positive effects on several career-related outcomes, including employees' reputation, organizational support, and mentoring. However, little is known about the nature, mechanisms, and boundary conditions of this promising impression management tactic. Our study addresses this research gap by integrating two theoretical conceptions of modesty, i.e., impression management modesty (IM modesty) and trait modesty. We developed and tested an overarching theoretical model that postulates positive interactive effects of employees' IM modesty and trait modesty on supervisor ratings of employees' likeability, competence, and job performance. Data on 233 employee–supervisor dyads were analyzed using hierarchical regression and conditional process analyses. As expected, the effects of IM modesty were systematically moderated by employees' trait modesty: For employees with high trait modesty, IM modesty demonstrated significant positive effects on supervisor ratings of employee likeability and competence, which in turn were associated with higher job performance ratings. For employees with low trait modesty, however, using IM modesty was neither beneficial nor detrimental to supervisor evaluations. Implications for theory, practice, and avenues for future research are discussed.  相似文献

Past research on mentoring in organizational settings has focused on psychosocial and career mentoring functions more senior employees provide to new hires. In this study, we examined whether the perceived quality of psychosocial and career functions of pre‐hire mentoring and realistic job previews (RJPs) provided to students through mentoring impact organizational attraction and potential applicants' intentions to pursue or accept jobs at their mentors' organization, and ultimately their acceptance of positions with their mentors' organization. We compared face‐to‐face mentoring with online mentoring. A field study was conducted (n=194 European graduate students). Findings indicate that the quality of psychosocial mentoring plays a larger role in organizational attraction and intentions to pursue jobs than the perceived level/quality of career mentoring functions, with RJPs functioning as a suppressor variable. Obtaining a job with the mentors' organization was related to career, but not to psychosocial mentoring functions or RJPs.  相似文献

Based on career construction theory, the current research examined the relationship between career adaptability and perceived overqualification among a sample of Chinese human resource management professionals (N = 220). The results of a survey study showed that career adaptability predicted perceived overqualification through a dual-path model: On the one hand, career adaptability positively predicted employees' perceived delegation, which had a subsequent negative effect on perceived overqualification. At the same time, career adaptability also positively predicted career anchor in challenge, which in turn positively predicted overqualification. This dual-path mediation model provides a novel perspective to understand the mechanisms through which career adaptability affects perceived overqualification, and demonstrates the coexistence of opposite effects in this process. In addition, the results also showed that the effects of perceived delegation and career anchor in challenge on perceived overqualification were stronger among employees with a higher (vs. lower) level of organizational tenure. These findings carry implications for both career development theories and organizational management practices.  相似文献

Career success is determined by a number of factors, including some combination of specific competencies and a performance record, along with network development, organizational politics, and reputation building. Theory and research suggest that employees' political skill predicts their career success, and that this relationship is mediated by employees' reputation in the workplace. These hypotheses were tested in a predictive study, collecting 2 waves of data from 135 career employees, covering a 1‐year timeframe. Political skill at Time 1 predicted hierarchical position, income, and career satisfaction at Time 2. Furthermore, reputation mediated the relationships between political skill, hierarchical position, and career satisfaction. Contributions, implications, limitations, strengths, and future research directions are discussed.  相似文献

Organizations recognize the importance of creative employees and constantly explore ways to enhance their employees' creative behavior. Creativity research has directed substantial efforts to understanding how work environment fosters creativity. Yet, this research has paid little attention to the importance of specific characteristics of the work environment and organizational identification in augmenting creative behavior in employees at work. The present study examines the influence of job challenge on employees' creative behavior, arguing that organizational identification plays a mediating role in this relationship. The results show that organizational identification mediates the relationship between job challenge and employees' creative behavior.  相似文献

The current research examined the moderating role of employees' need for cognitive closure in the relationship between their perceived person–job fit and their work-related attitudes. In Study 1, a survey was conducted among 176 Chinese employees from various organizations, and the results confirmed that both demand–ability fit and need–supply fit were positively related to employees' job satisfaction; moreover, these relations were stronger among people with higher need for closure than those scoring lower in need for closure. In Study 2, a survey was conducted among 242 employees from a Chinese city government, and the results replicated the findings of Study 1, but also found that need for closure moderated the relation between demand–ability fit and turnover intention. These results have important implications for research in organizational psychology and human resource management.  相似文献

The purpose of this research is to investigate the effect of employees' upward self-presentation through modesty and political skill on their subsequent career success. Study 1 used a predictive design over a 3 year period with 141 employees, controlling for age, gender, and self-esteem. Political skill positively moderated the relationship between employees' upward modesty and career success (attained position, career satisfaction) after 3 years. Study 2 (n = 132 employees) provided construct validation, demonstrating high discriminant validity of the impression management through modesty scale used in Study 1 with a trait-modesty scale, thus attenuating rival explanations of the findings in Study 1. Implications, limitations, and future directions for research are discussed.  相似文献

Earlier studies have shown that perceived external prestige (PEP) and communication climate influence employees' overall organizational identification. This paper presents the results of a longitudinal study into the determinants of organizational identification at two organizational levels during an internal merger. Data were collected in a university where four divisions merged into two new divisions. Respondents filled out a questionnaire on organizational identification, PEP and communication climate 4 months before the merger (T1) and 2 years after the merger (T2). Results indicate that pre‐merger identification primarily influences post‐merger identification at the same organizational level. Furthermore, the determinants of employees' overall organizational identification differ from the determinants of employees' division identification. Internal communication climate is particularly important for employees' identification with their division. PEP affects employees' identification with the overall organization. Management implications are discussed for monitoring employee identification both in times of (internal) mergers and in general.  相似文献

For most employees, the weekend offers the opportunity to recover and unwind from demands faced during the working week. In this study, first, we examined which factors contribute to employees' successful recovery during the weekend. Second, we investigated if being highly recovered after the weekend benefits different dimensions of job performance during the week. Using a within‐person design we conducted a week‐level study with 133 employees over four working weeks. Participants responded to weekly web‐based surveys at the beginning and at the end of the working week. Hierarchical linear modelling showed that psychological detachment, relaxation, and mastery experiences during the weekend predicted the state of being recovered at the beginning of the working week. The state of being recovered in turn predicted fluctuations in weekly task performance, personal initiative, organizational citizenship behaviour, and low perceived effort. Our results stress the importance of recovery during the weekend for both the individual and for organizations.  相似文献

This study examined the effectiveness of a behavioral mentoring program aimed at serving youth with psychiatric disorders. Participants included 30 youth (8–12 years old) receiving services in a mentoring program for a mental health population and 30 wait-listed youth and their maternal caregivers. Participating in mentoring services was related to higher family functioning across a number of domains including child behavior, parenting stress, perceived parent social support, and perceived parent-child relationship quality. As predicted, parenting stress mediated the relationship between mentoring and children's externalizing behavior problems. Results suggest that mentoring services may be a useful adjunct service for highly stressed families with children with emotional and behavioral disorders.  相似文献

This article presents a multilevel approach that uncovers how day-to-day variations in workload influence life satisfaction by creating work–family conflict, as well as the role supportive supervisors play in influencing these daily relationships. In this experience-sampling study, 135 employees responded to 2 daily surveys (one at work and one at home) for 5 days and a one-time post-study survey. With a total of 810 surveys, hierarchical linear modeling revealed that employees' daily perceived workload positively predicted daily work–family conflict, which in turn negatively predicted daily life satisfaction. Importantly, we found support for a cross-level interaction where supervisor work–family specific support (measured once in the post-study survey) negatively moderated the relationship between daily workload and work–family conflict, attesting the importance of supervisory support in reducing daily interference between work and family.  相似文献

Despite the amount of privatizations around the world in recent decades, only limited research attention has been paid to how privatization affects the employees. The effects are likely to vary depending on the individual's position in the organization. The aim of this study was to investigate how employees' work‐related attitudes and strain changed after privatization of a Swedish acute care hospital, and to analyze whether the effects of privatization differed between employees at various hierarchic levels. Questionnaire data collected at a hospital 1 year before and 2 years after privatization, as well as at a hospital which remained a public administration unit, suggest only limited effects of privatization on a general level, but that employees at various hierarchic levels may be affected differently. While employees at a high level (physicians) and low level (assistant nurses) reported only marginal differences over time in work attitudes and strain, also in comparison with their colleagues at the comparison hospital, work attitudes of employees at the intermediate level (registered nurses) decreased after privatization. These results emphasize the importance of taking hierarchic level into account when a privatization is implemented and analyzed.  相似文献

Career success of early employees was analyzed from a power perspective and a developmental network perspective. In a predictive field study with 112 employees mentoring support and mentors’ power were assessed in the first wave, employees’ networking was assessed after two years, and career success (i.e. income and hierarchical position) and career satisfaction were assessed after three years. Networking was the most robust predictor of career success. Mentoring received predicted career satisfaction and its effects on objective career success were mediated by networking. Further, mentoring by a powerful mentor predicted objective career success beyond networking. Based on previous findings we argue that these findings underscore the critical relationship between early career employees’ networking behaviors and mentoring received.  相似文献

A questionnaire survey among 170 employees of a Dutch company showed that supervisor supportiveness moderated the relationship between employees' perceived influence in the workplace and their levels of innovative behaviour. As hypothesized, the results suggest that when supervisors are perceived as being supportive of employee innovation, employees feel encouraged to use their influence to carry out innovative activities at work, whereas supervisors perceived as not being supportive inhibit them from doing so.  相似文献

Commitment to change is considered the glue that binds people and change goals. Still, few studies have explored how employees develop their commitment to organizational change. The present study examined the relationship between supervisor competence and support, and employee's commitment to change. Participants were 210 full-time employees from two public organizations that had recently faced major change interventions resulting from governmental directives. As predicted, perceived supervisor support fully mediated the positive relationship between competence and affective and normative commitment to change. On the other hand, supervisor competence was negatively related to continuance commitment to change. These findings illustrate how supervisors can shape employees' reactions to change.  相似文献

Although the prevalence of employee monitoring and surveillance technologies (MSTs; e.g. e‐mail monitoring) is increasing, very little research has explored the question of whether employees simply accept these systems (compliance) or enact strategies for thwarting them (resistance). In the present study, we proposed a framework based on the theory of planned behaviour and ethical decision making research to predict employees' MST compliance and resistance intentions. We proposed that organizational commitment, organizational identification, and attitudes towards surveillance would predict intentions, with the relationships between attitudes and intentions being moderated by employees' perceived behavioural control and social norms. Moderated multiple regression models were tested and provided support for predictions about the attitudinal and belief constructs, and partial support for predictions about behavioural control and norms. Implications for organizational MST policies and practices are discussed.  相似文献

Intense competition among companies makes it particularly important for organizations to retain talented and skilled employees to maintain their competitive advantage. This study examines the linkage between employees' perceptions of the interpersonal justice demonstrated by their leaders and consequent job burnout resulting in turnover intention by focusing on the mediating role of leader–member exchange (LMX) as well as the moderating role of employees' cognition‐based trust in their leaders. Data were obtained from 158 MBA students attending a large university in South Korea. Using structural equation modelling, we examined an integrative model that combines interpersonal justice, LMX, job burnout, and turnover intention. The results reveal that (a) LMX partially mediates the relationships between interpersonal justice and job burnout and (b) employees' cognition‐based trust in their leaders moderates the relationship between LMX and job burnout. By examining the mediating role of LMX as well as the moderating role of cognition‐based trust in the relationship between perceived interpersonal justice and employee job burnout, this study (1) provides a comprehensive explanation of employee job burnout and (2) outlines the implications for job burnout research and practice.  相似文献

In this research, we examine salespeople's behavior in individual pay-for-performance compensation systems and show how perceived management fairness seems to energize sales employees in some environments but not in others. We use a large multicountry database of individual-level remuneration for more than 2,500 salespeople across four B2B industry sectors to demonstrate cultural adaptations of the effect of perceived management fairness. The results indicate that top management should be concerned with employees' perceptions of fairness in addition to the more typical concerns of control and motivation widely acknowledged in the microeconomics-based sales-force compensation literature. In particular, we show that perceptions of management fairness are key to salespeople's proportion of total pay generated by pay-for-performance formulas.  相似文献

There is a growing recognition of the proactive role of individuals in the world of work. Therefore, the roles of self-initiated mentoring and networking behaviors at the work place were investigated in a longitudinal study over two years with 121 early career employees in administrative and managerial jobs. As expected, after controlling for age, gender, and general intelligence, self-initiated mentoring predicted mentoring received, income, and hierarchical position. The relationship between self-initiated mentoring and career ascendancy was not meditated by mentoring received but by networking behaviors at the work place. The receipt of mentoring can be a part of the early career success yet it is not its critical mediator. Implications and limitations are discussed.  相似文献
