采用2(组内变量:量尺大小(25分和9分))×2(组间变量:评分方法(相对和绝对))的混合实验设计探讨评分量表对115名大学生新手评委评分准确性的影响。对于评分准确性,采用Cronbach1955年提出的四个指标,Elevation(EL)、Differential elevation(DE)、Stereotype accuracy(SA)、Differential Accuracy(DA)。结果发现,评分方法只在SA上主效应显著,量尺大小在只在DA上主效应边缘显著,评分方法和量尺大小在DE、SA和DA三个指标上均有交互作用。总体上看,在结构化面试评分中,对于评分准确性,相对评分量表优于绝对评分量表,小量尺量表优于大量尺量表。  相似文献

Purpose

The aim of this study was to investigate (a) the behavioral cues that are displayed by, and trait judgments formed about, anxious interviewees, and (b) why anxious interviewees receive lower interview performance ratings. The Behavioral Expression of Interview Anxiety Model was created as a conceptual framework to explore these relations.

Design/Methodology/Approach

We videotaped and transcribed mock job interviews, obtained ratings of interview anxiety and interview performance, and trained raters to assess several verbal and nonverbal cues and trait judgments.

Findings

The results indicated that few behavioral cues, but several traits were related to interviewee and interviewer ratings of interview anxiety. Two factors emerged from our factor analysis on the trait judgments—Assertiveness and Interpersonal Warmth. Mediation analyses were performed and indicated that Assertiveness and Interpersonal Warmth mediated the relation between interview anxiety and interview performance. Speech rate (words spoken per minute) and Assertiveness were found to mediate the relation between interviewee and interviewer ratings of interview anxiety.

Implications

Overall, the results indicated that interviewees should focus less on their nervous tics and more on the broader impressions that they convey. Our findings indicate that anxious interviewees may want to focus on how assertive and interpersonally warm they appear to interviewers.

Originality/Value

To our knowledge, this is the first study to use a validated interview anxiety measure to examine behavioral cues and traits exhibited by anxious interviewees. We offer new insight into why anxious interviewees receive lower interview performance ratings.

Effects of Accountability on Rating Behavior and Rater Accuracy   总被引:1,自引:0,他引:1  
We tested whether improvements in rater accuracy on a performance-appraisal task attributed to rater accountability could be explained by variance in rater behavior. Data from Mero and Motowidlo (1995) were used initially to test whether observed improvements in rater accuracy could be explained by rating process behaviors of attending to relevant subordinate performance and taking better notes to record that performance. Results showed that both behaviors were correlated with accuracy and that these behaviors partially mediated the relationship between accountability and improved decision quality for participants who were held accountable for their rating decision and did not have any preconceived information about that rating from their supervisor. We then tested this process model on a new sample of participants and found that attentiveness and notetaking mediated the relationship between accountability and accuracy.  相似文献

This study investigated the validity and incremental validity of a situational interview beyond that of a composite measure of cognitive ability. Forty-seven factory service technicians underwent an interview and took four cognitive ability tests. Supervisors rated the performance of these subjects in a concurrent validation study. The interview was found to be a valid predictor of a supervisor rating of performance (r = 0.32, p < 0.05 uncorrected), however, was unable to show incremental validity over ability tests (Incremental R2= 0.05, n.s.). Limitations of the present study and directions for future research are discussed.  相似文献

Thirty vocational counselors participated in a job interview thought-listing procedure. Potentially facilitative and debilitative cognitions relating to the job interview were grouped and analyzed in terms of their frequency of occurrence and their impact. A judgemental analysis has been executed of the job of entrepreneur in terms of the required behavioural, or ‘human’, attributes and in terms of the relevance of ‘situational’ attributes for entrepreneurial success. Ratings were given by 235 consultants and starting entrepreneurs from five European countries. By means of generalizability analysis it was investigated whether ratings generalized across countries: Nationality barely had an influence on the ratings. Next, it was questioned whether the type of judge, i.e. consultants or starting entrepreneurs, made a difference. No difference was found for the situational attributes. However, the behavioural attributes as a whole were judged to be more important by starters than by consultants. In general, it was not so much the type or nationality of the judge, as individual differences between judges that had an effect on the ratings. Overall, consensus was higher among consultants than among starting entrepreneurs, and higher on the importance of the situational than of the behavioural attributes. The three situational attributes judged as most important were: Number of Clients, Type of Product, and Competition. The three most important behavioural attributes were judged to be Market Orientedness, Perseverance, and Independence (consultants), and Perseverence, Independence, and Financial Control (starters).  相似文献

This study investigated the interactive effects of' name warmth and facial maturity on job-hiring recommendations and trait perceptions of others. Subjects examined the bogus resume of a job applicant, attached to which was a picture of a babyfaced or maturefaced female or male. The name of the applicant was either cold or warm, as determined by pretesting. The suitability of the candidate for jobs requiring warmth and competence was rated, and other trait judgments were made. Results revealed that applicants with warm names were viewed as more suitable for a job requiring warmth, hut less suitable for a job requiring competence, and were judged as more sincere, but less powerful, than were applicants with cold names. Name warmth modified the perceptions of power and coldness that are typical when perceiving maturefaced people, although babyfaced job-seekers' name warmth did not affect their suitability for jobs. Specifically, maturefaced applicants with warm names were judged as less powerful and more suited for a job requiring warm than were maturefaced applicants with cold names, and maturefaced female applicants with warm names were perceived as more sincere than their cold-named counterparts. The results are discussed within a context suggesting that both physical appearance, and other nonbehavioral information jointly, and systematically influence impressions of others.  相似文献

This article contrasts 2 research paradigms used in designing and evaluating test batteries and predictor composites for selection and classification in the multiple job context. Selection and classification test batteries such as the Armed Services Vocational Aptitude Battery are designed and evaluated primarily in terms of incremental predictive validity. An alternative research paradigm offered by differential assignment theory (DAT) uses a standardized mean predicted performance measure as the index of efficiency. A review of the DAT research paradigm and studies applying it to U.S. Army test and performance data forms the focus for a comparison between the findings of predictive validity and DAT research. We suggest that the DAT research paradigm is a more appropriate vehicle for evaluating test batteries and predictor composites used for assignment in the military context.  相似文献

This study investigated a possible mechanism behind employment discrimination. Participants completed a recruitment task where emphasis on cohesion (employees should “fit in”) versus fairness (everybody should be treated equally) was manipulated by describing the norms of a fictitious company differently. There was a comparatively stronger preference in the cohesion condition for traits and interview questions related to social competence (e.g., friendliness, gregariousness, empathy). Furthermore, participants in the cohesion condition primarily pictured socially competent employees, whereas those in the fairness condition primarily pictured employees possessing productivity-related characteristics (e.g., education, experience, and talent). The norm effect was moderated by participants’ awareness of the applicants’ ethnicity. When expecting applicants with foreign backgrounds, participants in the cohesion condition showed increased preference for selection methods related to social competence. Implications for recruitment practices are discussed.  相似文献

Frame-of-reference (FOR) training has been shown to increase rating accuracy. Studies suggest, however, that organizational citizenship behavior (OCB) can influence performance ratings insomuch as they are considered in the rating process. We examined the effects of OCB on the effectiveness of FOR training for improving performance rating accuracy. Results from 77 managers showed that OCB attenuates FOR training effectiveness because of rating inflation, unless the managers are trained to observe and evaluate the OCB.  相似文献

Three experiments studied the influence on hiring decisions of the nonverbal communication of female job applicants. The first experiment found ratings of the applicants' subtle cues to be significant predictors of the hiring decisions made by college-student judges. Professional employment interviewers served as judges in the second study to cross-validate the first experiment. The third study measured the relative contributions of work histories and nonverbal behavior to hiring decisions. Regardless of the work history preceding the applicant, nonverbal style had a statistically significant effect on hiring decisions.  相似文献
