Data concerning sex, social status, need strength, job perceptions and job satisfaction were collected from 411 people who were entering the work force for the first time at the time they obtained their jobs and approximately 10 months later. Using maximum likelihood path analysis, support was obtained for the following causal sequence: Background → Need Strength → Job Perception → Job Satisfaction. As in other studies, growth need strength was related to job dimensions. However, relatedness needs also appear to play a significant role in determining perceptions of jobs and job satisfaction. Sex and social status determined to some extent the subjects' initial level of need strength and indirectly their job perceptions.  相似文献

职务评价的方差分析法的技术核心是通过方差分析确定职务可比价值各成分的权重。此方法的有效性和实用性已在协助国有企业内部分配改革的制定工资标准中得到验证,并显示其普遍性的方法论意义:职务评价值是职务价值的线性映射:凡涉及职务价值差异的问题都可用此方法解决。本研究应用方差分析法为国有金融系统行员制改革中制定统一的职务等级标准提供技术支持和科学依据。评价程序中,职务分析、职务分类、计算职务评价值等前三个步骤与制定工资标准的作法相同。然后,推算各类职务评价值的变异范围(以95%置信区间代表),再将各类职务按管理层次合并为大类。最后,寻求一个合理划分各管理层次大类变异范围的约数,划分整个评价值变异范围。对某银行系统452种职务的841个样本评价的结果,所确定的职务等级数、各职务大类的等级跨度、位次,都符合该银行系统的人事管理经验及改革设想  相似文献

JOB SEARCH BEHAVIOR OF EMPLOYED MANAGERS   总被引:3,自引:0,他引:3  
Job search typically has been thought of as an antecedent to voluntary turnover or job choice. This study extends existing literature by proposing a model of the job search process and examining the search behavior of 1,388 employed managers. Managers were surveyed about their job search and voluntary turnover activities. Survey data were matched with job, organizational, and personal information contained in the data base of a large executive search firm. Results suggest that job satisfaction, compensation, and perceptions of organizational success were negatively related to job search, while desire for more work-family balance and ambition exhibited positive relations with search. Perceptions of greener pastures did not have much effect on job search among this group. Results also indicated that although some job search activity does facilitate turnover, a considerable amount of search does not lead to turnover. Thus, it appears that search serves many purposes.  相似文献

The following four assumptions were tested (a) satisfaction with job/task events and perceptions of job challenge, autonomy, and importance are direct, reciprocal causes of each other; (b) job perceptions are also caused directly by situation attributes, although perceptual distortions resulting for individual dispositions must also be considered; (c) job satisfaction is also cognitively consistent with (i.e., caused by) individual dispositions, although these individual dispositions are generally different from those associated with job perceptions; and (d) individuals reply on job perceptions, and not situational attributes, for information in formulating job satisfaction attitudes. The assumptions are tested on a sample of nonsupervisory subjects ( n = 642) from divergent work environments (e.g., production-lines and a computer software department). A nonrecursive, structural equation analysis, combined with tests of logical consistency, supported the assumptions above. The results were employed to recommend changes in current perspectives regarding perceptual/affective dichotomies and unidirectional causal models and moderator models that link job perceptions to job satisfaction.  相似文献

Using the Job Demands-Resources model (JD-R) as a theoretical framework, this study investigated the relationship between risk perception as a job demand and psychological safety climate as a job resource with regard to job satisfaction in safety critical organizations. In line with the JD-R model, it was hypothesized that high levels of risk perception is related to low job satisfaction and that a positive perception of safety climate is related to high job satisfaction. In addition, it was hypothesized that safety climate moderates the relationship between risk perception and job satisfaction. Using a sample of Norwegian offshore workers (N = 986), all three hypotheses were supported. In summary, workers who perceived high levels of risk reported lower levels of job satisfaction, whereas this effect diminished when workers perceived their safety climate as positive. Follow-up analyses revealed that this interaction was dependent on the type of risks in question. The results of this study supports the JD-R model, and provides further evidence for relationships between safety-related concepts and work-related outcomes indicating that organizations should not only develop and implement sound safety procedures to reduce the effects of risks and hazards on workers, but can also enhance other areas of organizational life through a focus on safety.  相似文献

This field study of 327 hospital nurses investigated the relationship between perceived satisfaction with organizational communication and job satisfaction and job performance. The researcher developed a research model incorporating nine dimensions of communication satisfaction and hypothesized their varying relationships with job satisfaction and job performance. Correlation, multiple regression, and canonical correlation analyses revealed significant positive relationships between communication satisfaction and job satisfaction, and communication satisfaction and job performance. The communication satisfaction-job satisfaction link was stronger. The same facets of communication—supervisor communication, communication climate, and personal feedback—were found to be most strongly related to both job satisfaction and performance. Although the importance of the superior-subordinate communication relationship was confirmed, top management communication also was substantially related to job satisfaction and, to a lesser degree, job performance. Rank-order correlation results of this study were compared to several other studies and some congruent patterns were found.  相似文献

This study examines the moderating effects of employee higher order need strength (HONS) on the relationship between job performance and job satisfaction. Data were collected from a sample of 123 non-supervisory employees in a large retail-drug organization in the Midwest. Moderated regression and subgroup analyses were performed on the data, and the results provide support for the moderating role of HONS. Specifically, job performance is positively related to intrinsic as well as extrinsic sources of job satisfaction for strong HONS individuals while no such relation is found for individuals with weak HONS. Implications for work motivation and task design are discussed.  相似文献

The declining job satisfaction of women white-collar workers reported by J. Veroff, E. Douvan, and R. A. Kulka (1981, The Inner American: A self-portrait from 1957 to 1976, New York, Basic Books) is explored through secondary analyses of their data from two national cross-sectional surveys conducted in 1957 and 1976. Analyses were done using data from 258 women in 1957 and 372 women in 1976 in white-collar jobs. Multivariate contingency table analyses were used first to explore the separate effects of type of white-collar employment, whether or not the job was sex segregated, age, birth cohort, and education on job satisfaction declines. The decline in job satisfaction was found to be greater for women in sex-segregated occupations that in mixed-sex ones. In addition, while all white-collar women express increased dissatisfaction with ego-involving aspects of work, those in sex-segregated fields showed the greatest increases in job dissatisfactions in affiliative and achievement spheres. Neither type of white-collar employment nor birth cohort related to differential job satisfaction declines though age and education changes did. The final multivariate analysis demonstrated that the changing age and educational characteristics of job holders in sex-segregated fields accounted for the greater job satisfaction declines for these women, and that sex segregation did not appear to affect job satisfaction beyond changes related to these demographic factors.  相似文献

Job analysis is invariably mentioned as a part of industrial/organizational activities, but the treatment rarely matches the acknowledged importance. While the amount of research on job analysis methods has increased dramatically in the past decade several critical issues remain unresolved. The EEOC Selection Guidelines have increased the dependence on the process and results of job analysis with respect to personnel selection and especially content validation. In the absence of research which defines the necessary and sufficient job analysis method a multi-method approach using both task-and worker-methods is strongly recommended.  相似文献

In order to test predictions derived from an expectancy theory model developed by Lawler, measures of higher-order need satisfaction, locus of control, and intrinsic motivation were obtained from 252 female assembly line workers. Also, each employee was asked whether or not she wished to volunteer for a job enrichment project. Enriched jobs were described as having greater autonomy, variety, task identity, and feedback than typical assembly line jobs. Both locus of control and intrinsic motivation were found to serve as effective moderators of the relationship between higher-order need satisfaction and volunteering for job enrichment, in that significantly higher negative relationships were obtained for persons high in locus of control and intrinsic motivation than for persons low in these measures. These results are seen as supportive of applicable portions of Lawler's model. Also, implications of the results for placement of individuals in enriched jobs are discussed.  相似文献

This study investigated job search behavior and its predictors among employed and unemployed people. Ajzen's (1985) theory of planned behavior (TPB) was used to predict job search intention and behavior in both groups. In addition, we examined the indirect effects of several other variables (i.e., job satisfaction, organizational commitment, work valence, expectancy, and financial need). Data were collected in a 2-wave longitudinal design, using a sample of employed individuals ( N = 989) and a sample of unemployed individuals ( N = 317). Results supported the applicability of the TPB in the 2 groups. The attitude-intention-behavior relationship was stronger in the unemployed group than in the employed group. The TPB variables partially mediated the effects of the additional variables studied.  相似文献

建立工资标准系统的关键是确定职务工资率。职务间可比价值成分变异越大,对确定职务工资率的贡献也越大。根据以上研究设想采用方差分析方法进行职务评价。评价步骤包括:职务描述;对职务要素作主成分分析;对职务样本作聚类分析和判别分析;通过方差分析为可比价值各成分建构权重系数ωi。ωi‘满足:(1)ωi≥0;(2)Σωi=1;(3)ωi,间可直接比较;(4)ωi的大小与对应的可比价值成分变异一致。最后将职务评价值线性变换为工资率。在线性方程中配一个常数。和调节系数α以适合组织的管理约束条件。配合两个企业内部分配改革的研究结果显示了方差分析法的有效性和实用性。  相似文献

The predictive validity of a measure of job compatibility was studied for theater personnel. Scores on a forced-choice instrument, developed from the Job Compatibility Questionnaire (JCQ), predicted employee performance (r = .22, p< .05), turnover (r = -.35, p< .01), and scores on a "value composite" (reflecting a combination of job performance and employee retention criteria) as defined by the research sponsor (P = .41, p< .01). Furthermore, job compatibility scores explained a statistically significant increment in turnover and value composite score variance when analyzed concomitantly with verbal and numerical ability test scores. Finally, job compatibility scores were shown to be nonredundant with hiring decisions based on an application review, reference check, and interview, whereas the cognitive ability test scores shared considerable redundancy with hiring decisions based on the current selection system.  相似文献

The workplace has been examined as a source of potential stressors, e.g., role conflict and ambiguity, and the relationship between these stressors and job satisfaction has been empirically demonstrated. The relationship between job satisfaction and health, however, has not been clearly established empirically. Data were collected from 416 experienced Air Traffic Controllers to examine the hypothesized positive relationship between job satisfaction and psychiatric symptomatology. Job satisfaction was measured with self-report instruments while psychiatric symptomatology was assessed via a standardized diagnostic interview. The results provide strong support for the existence of the hypothesized relationship. Satisfaction with the work itself for the ATCs, followed closely by coworker satisfaction, showed the most frequent relationships to the presence or absence of different psychiatric symptoms. The results are discussed in terms of their relationship to research on job related stress.  相似文献

This longitudinal field study was designed to examine the relationships between job information sources, self-esteem, and perceptions of person-job (P-J) and person-organization (P-O) fit, as well as the relationships between perceptions of fit and work outcomes (job satisfaction, organizational commitment, organizational identification, intentions to quit, stress symptoms, and turnover). The results indicate that the number of formal job information sources and self-esteem were positively related to perceptions of P-J fit, and formal job information sources were positively related to perceptions of P-O fit. Perceptions of P-J fit were positively related to job satisfaction, organizational commitment, organizational identification, and negatively related to stress symptoms and intentions to quit. Perceptions of P-O fit were negatively related to intentions to quit and turnover. In addition, perceptions of fit mediated the relationships between job information sources and self-esteem with job satisfaction, intentions to quit, and turnover. These results highlight the job applicant's perspective of fit, and demonstrate the importance of both P-J and P-O fit perceptions.  相似文献

Data obtained from Mexican-American husbands and wives in four southwestern states were analyzed to discover if sex or occupational type (blue- versus white-collar) made a significant difference in the importance attached to or satisfaction received from 11 job characteristics. The prestige, opportunity for advancement, and regularity of their jobs were significantly more important to husbands than wives. Two of these characteristics—opportunity for advancement and regular, steady job—were also significantly more satisfying to husbands. Wives were significantly more satisfied with their jobs' freedom from safety/health hazards. Six characteristics were significantly more important to white-collar than to blue-collar male workers. Of these, two—freedom from safety/health hazards and opportunity for advancement—were also more satisfying to the white-collar male employee.  相似文献

This study investigated the influences of job characteristics on job satisfaction, stress and depression among South African white collar workers. Participants were managers in full-time employment with large organisations. They completed the Job Diagnostic Survey, the Perceived Stress Scale and the Beck Depression Inventory. A regression approach was used to predict job satisfaction, stress and depression from job characteristics. Job characteristics (skill variety, task identity, task significance, autonomy and feedback) predicted job satisfaction, as well as stress and depression. Job characteristics are weak predictors of perceived stress and depression. Work related factors, such as interpersonal relations and organisational culture, may better predict mental health in work settings.  相似文献

Numerous studies have reported racial differences in intelligence, abilities, motivation, job satisfaction, and so forth. Relatively few of these studies, however, limited their comparisons to blacks and whites experiencing similar work conditions. The present effort compared black ( n = 166) and white ( n = 1,451) sailors assigned to the same shipboard divisions in order to investigate possible differences in perceived work conditions, satisfaction, need strength, and relationships among these variables. Also explored were two hypothesized sources of race-related satisfaction differences–differences in perceived work conditions and differences in need strength. The results tended to support the need strength hypothesis although satisfaction differences were fewer than expected.  相似文献

This study examined the degree to which blue- versus white-collar workers differentially conceptualize various job facets, namely the work itself, co-workers, supervisors, and pay. To examine these potential differences, we conducted a series of analyses on job satisfaction ratings from two samples of university workers. Consistent with the study hypothesis, results revealed that blue- and white-collar workers held different conceptualizations regarding the nature of co-workers, pay, and the work itself, but not of supervisors. In general, more dimensions for each facet emerged for the white-collar workers, suggesting that these individuals possess more differentiated and multidimensional evaluations of these job facets than do blue-collar workers. Discussion focuses on the meaning and implications of the findings.  相似文献
